  • Skanska Builds Global Workforce Insight with Cloud-Based HCM System

He started his work life learning all sorts of trades at his father’s construction company in the northern part of Sweden. So in college, it was natural for him to pursue a bachelor’s degree in construction engineering—but he broke new ground when he added a master’s degree in finance to his curriculum vitae. Written on a traditional résumé, Bjork’s current title (vice president of information systems strategies) doesn’t reveal the diversity of his experience—that he’s adept with hammer and nails as well as rows and columns. But a big part of his current job is to work with his counterparts in human resources (HR) designing, building, and deploying the systems needed to get a complete view of the skills and potential of Skanska’s 22,000-strong white-collar workforce. And Bjork believes that complete view is essential to Skanska’s success. “Our business is really all about people,” says Bjork, who has worked with Skanska for 16 years. “You can have equipment and financial resources, but to truly succeed in a business like ours you need to have the right people in the right places. That’s what this system is helping us accomplish.” In a global HR environment that suffers from a paradox of high unemployment and a scarcity of skilled labor, managers need to have a complete understanding of workforce capabilities to develop management skills, recruit for open positions, ensure that staff is getting the training they need, and reduce attrition. Skanska’s human capital management (HCM) systems, based on Oracle Talent Management Cloud, play a critical role delivering that understanding. “Skanska’s philosophy of having great people, encouraging their development, and giving them the chance to move across business units has nurtured a culture of collaboration, but managing a diverse workforce spread across the globe is a monumental challenge,” says Annika Lindholm, global human resources system owner in the HR department at Skanska’s headquarters just outside of Stockholm, Sweden. “We depend heavily on Oracle’s cloud technology to support our HCM function.” Construction, Workers For Skanska’s more than 60,000 employees and contractors, managing huge construction projects is an everyday job. Beyond erecting signature buildings, management’s goal is to build a corporate culture where valuable talent can be sought out and developed, bringing in the right mix of people to support and grow the business. “Of all the companies in our space, Skanska is probably one of the strongest ones, with a laser focus on people and people development,” notes Tom Crane, chief HR and communications officer for Skanska in the United States. “Our business looks like equipment and material, but all we really have at the end of the day are people and their intellectual capital. Without them, second only to clients, of course, you really can’t achieve great things in the high-profile environment in which we work.” During the 1990s, Skanska entered an expansive growth phase. A string of successful acquisitions paved the way for the company’s transformation into a global enterprise. “Today the company’s focus is on profitable growth,” continues Crane. “But you can’t really achieve growth unless you are doing a very good job of developing your people and having the right people in the right places and driving a culture of growth.” In the United States alone, Skanska has more than 8,000 employees in four distinct business units: Skanska USA Building, also known as the Construction Manager, builds everything at ground level and above—hospitals, educational facilities, stadiums, airport terminals, and other massive projects. Skanska USA Civil does everything at ground level and below, such as light rail, water treatment facilities, power plants or power industry facilities, highways, and bridges. Skanska Infrastructure Development develops public-private partnerships—projects in which Skanska adds equity and also arranges for outside financing. Skanska Commercial Development acts like a commercial real estate developer, acquiring land and building offices on spec or build-to-suit for its clients. Skanska's international portfolio includes construction of the new Meadowlands Stadium. Getting the various units to operate collaboratatively helps Skanska deliver high value to clients and shareholders. “When we have this collaboration among units, it allows us to enrich each of the business units and, at the same time, develop our future leaders to be more facile in operating across business units—more accepting of a ‘one Skanska’ approach,” explains Crane. Workforce Worldwide But HR needs processes and tools to support managers who face such business dynamics. Oracle Talent Management Cloud is helping Skanska implement world-class recruiting strategies and generate the insights needed to drive quality hiring practices, internal mobility, and a proactive approach to building talent pipelines. With their new cloud system in place, Skanska HR leaders can manage everything from recruiting, compensation, and goal and performance management to employee learning and talent review—all as part of a single, cohesive software-as-a-service (SaaS) environment. Skanska has successfully implemented two modules from Oracle Talent Management Cloud—the recruiting and performance management modules—and is in the process of implementing the learn module. Internally, they call the systems Skanska Recruit, Skanska Talent, and Skanska Learn. The timing is apropos. With high rates of unemployment in recent years, there have been many job candidates on the market. However, talent scarcity continues to frustrate recruiters. Oracle Taleo Recruiting Cloud Service, one of the applications in the Oracle Talent Management cloud portfolio, enables Skanska managers to create more-intelligent recruiting strategies, pulling high-performer profile statistics to create new candidate profiles and using multitiered screening and assessments to ensure that only the best-suited candidate applications make it to the recruiter’s desk. Tools such as applicant tracking, interview management, and requisition management help recruiters and hiring managers streamline the hiring process. Oracle’s cloud-based software system automates and streamlines many other HR processes for Skanska’s multinational organization and delivers insight into the success of recruiting and talent-management efforts. “The Oracle system is definitely helping us to construct global HR processes,” adds Bjork. “It is really important that we have a business model that is decentralized, so we can effectively serve our local markets, and interact with our global ERP [enterprise resource planning] systems as well. We would not be able to do this without a really good, well-integrated HCM system that could support these efforts.” A key piece of this effort is something Skanska has developed internally called the Skanska Leadership Profile. Core competencies, on which all employees are measured, are used in performance reviews to determine weak areas but also to discover talent, such as those who will be promoted or need succession plans. This global profiling system brings consistency to the way HR professionals evaluate and review talent across the company, with a consistent set of ratings and a consistent definition of competencies. All salaried employees in Skanska are tied to a talent management process that gives opportunity for midyear and year-end reviews. Using the performance management module, managers can align individual goals with corporate goals; provide clear visibility into how each employee contributes to the success of the organization; and drive a strategic, end-to-end talent management strategy with a single, integrated system for all talent-related activities. This is critical to a company that is highly focused on ensuring that every employee has a development plan linked to his or her succession potential. “Our approach all along has been to deploy software applications that are seamless to end users,” says Crane. “The beauty of a cloud-based system is that much of the functionality takes place behind the scenes so we can focus on making sure users can access the data when they need it. This model greatly improves their efficiency.” The employee profile not only sets a competency baseline for new employees but is also integrated with Skanska’s other back-office Oracle systems to ensure consistency in the way information is used to support other business functions. “Since we have about a dozen different HR systems that are providing us with information, we built a master database that collects all the information,” explains Lindholm. “That data is sent not only to Oracle Talent Management Cloud, but also to other systems that are dependent on this information.” Collaboration to Scale Skanska is poised to launch a new Oracle module to link employee learning plans to the review process and recruitment assessments. According to Crane, connecting these processes allows Skanska managers to see employees’ progress and produce an updated learning program. For example, as employees take classes, supervisors can consult the Oracle Talent Management Cloud portal to monitor progress and align it to each individual’s training and development plan. “That’s a pretty compelling solution for an organization that wants to manage its talent on a real-time basis and see how the training is working,” Crane says. Rolling out Oracle Talent Management Cloud was a joint effort among HR, IT, and a global group that oversaw the worldwide implementation. Skanska deployed the solution quickly across all markets at once. In the United States, for example, more than 35 offices quickly got up to speed on the new system via webinars for employees and face-to-face training for the HR group. “With any migration, there are moments when you hold your breath, but in this case, we had very few problems getting the system up and running,” says Crane. Lindholm adds, “There has been very little resistance to the system as users recognize its potential. Customizations are easy, and a lasting partnership has developed between Skanska and Oracle when help is needed. They listen to us.” Bjork elaborates on the implementation process from an IT perspective. “Deploying a SaaS system removes a lot of the complexity,” he says. “You can downsize the IT part and focus on the business part, which increases the probability of a successful implementation. If you want to scale the system, you make a quick phone call. That’s all it took recently when we added 4,000 users. We didn’t have to think about resizing the servers or hiring more IT people. Oracle does that for us, and they have provided very good support.” As a result, Skanska has been able to implement a single, cost-effective talent management solution across the organization to support its strategy to recruit and develop a world-class staff. Stakeholders are confident that they are providing the most efficient recruitment system possible for competent personnel at all levels within the company—from skilled workers at construction sites to top management at headquarters. And Skanska can retain skilled employees and ensure that they receive the development opportunities they need to grow and advance.

  • JavaScript: List global variables in IE

    I'm trying to get the instance name of my class. The way I do this is I loop through all global objects and compare it with the this pointer. It works in Chrome and FF, but in IE, it doesn't. The problem seems to be the global variables don't seem to be in window. How can I loop through the global variables in IE ?   • Website directory structure regarding subdomains, www, and "global" content

    I am trying to make a homemade HTTP server. It occurs to me, though, I never fully understood what you might call "relativity" among web pages. I have come across that www. is a subdomain, and I understand its original purpose. IT sounds like, in general, you would redirect (is that 301 or 302?) it to a... non-subdomain, sort of. As in, redirecting www.example.com to example.com. I am not entirely sure how to make this work when retrieving files for an HTTP server though. I would assume that example.com would be the root, and www manifests as a folder within it. I am unsure. There is also the question of multi-level subdomains, e.g. subdomain2.subdomain1.example.com. It seems to me they are structured "backwards", where you go from the root left in folder structure. In this situation, subdomain2 is a directory within subdomain1, which is a directory in the root. Finally, it occurs to me I might want a sort of global location. For example, maybe all subdomains still use an image as a logo. It makes more sense to me that there is one image, rather than each having a copy. In the same way, albiet more doubtfully, you might have global CSS (though that is a bit contrary to the idea of a subdomain in the first place), or a javascript that is commonly used. (more efficient than each having its copy and better for organization purposes). Finally, mabye you have a global 404 page. I think this might be the case where you have user-created subdomains (say bloggername.example.com), where example.com still has a default 404 when either a subdomain does not exist or page does not exists under a valid blogger. I am confused on what the directory structure for this should be. To summarize: Should and how it have a global files not in a subdirectory, how should www. be handled, (or how a now www or other subdomain should be handled), and the pattern for root/subdomain, as well as subdomain within subdomains (order-wise). Sorry this is multiple questions, but I feel at the root they are all related to the directory.

  • ASP.NET: Large number of Session_Start with same session id

    I'm running a ASP.NET website on my development box (.NET 2.0 on Vista/IIS7). The Session_Start method in global.asax.cs logs every call to a file (log4net). The Session_End method also logs every call. I'm using InProc session state, and set the session timeout to 5 mins (to avoid waiting for 20 mins). I hit the website, wait for 5 minutes unit I see the Session_End logging. Then I F5 the website. The browsers still has the session cookie and sends it to the server. Session_Start is called and a new session is created using the same session id (btw: I need this to be the same session id, because it is used to store data in database). Result: Every time I hit F5 on a previously ended session, the Session_Start method is called. When I open a different browser, the Session_Start method is called just once. Then after 5 minutes the Session_End each F5 causes the Session_Start method to execute. Can anyone explain why this is happening? Update: After the Session timeout, all subsequent requests have a session start & session end.   • MSCC: Global Windows Azure Bootcamp

    Mauritius participated and contributed to the Global Windows Azure Bootcamp 2014 (GWAB). Again! And this time stronger than ever, and together with 137 other locations in 56 countries world-wide. We had 62 named registrations, 7 guest additions and approximately 10 offline participants prior to the event day. Most interestingly the organisation of the GWAB through the MSCC helped to increased the number of craftsmen. The Mauritius Software Craftsmanship Community has currently 138 registered members - in less than one year! Only with those numbers we can proudly say that all the preparations and hard work towards this event already paid off. Personally, I'm really grateful that we had this kind of response and the feedback from some attendees confirmed that the MSCC is on the right track here on Cyber Island Mauritius. Inspired and motivated by the success of this event, rest assured that there will be more public events like the GWAB. This time it took some time to reflect on our meetup, following my first impression right on spot: "Wow, what an experience to organise and participate in this global event. Overall, I've been very pleased with the preparations and the event itself. Surely, there have been some nicks that we have to address and to improve for future activities like this. Quite frankly, we are not professional event organisers (not yet) but we learned a lot over the past couple of days. A big Thank You to our event sponsors, namely Microsoft Indian Ocean Islands & French Pacific, Ceridian Mauritius and Emtel. Without them this event wouldn't have happened - Thank You! And to the cool team members of Microsoft Student Partners (MSPs). You geeks did a great job! Thanks!" So, how many attendees did we actually have? 61! - Awesome - 61 cloud computing instances to help on the research of diabetes. We are already looking into that and ideas / action plans on how we will be able to improve it for future events. The sessions We started the day with welcoming speeches by Thierry Coret, Sr. Marketing Manager of Microsoft Indian Ocean Islands & French Pacific and Vidia Mooneegan, Managing Director and Sr. Vice President of Ceridian Mauritius. The clear emphasis was on the endless possibilities of cloud computing and how it can enable any kind of sectors here in the country. Then it was about time to set up the cloud computing services in order to contribute each attendees cloud computing resources to the global research of diabetes, a step by step guide presented by Arnaud Meslier, Technical Evangelist at Microsoft. Given a rendering package and a configuration file it was very interesting to follow the single steps in Windows Azure. Also, during the day we were not sure whether the set up had been correctly, as Mauritius didn't show up on the results board - which should have been the case after approximately 20 to 30 minutes. Anyways, let the minions work... Next, Arnaud gave a brief overview of the variety of services Windows Azure has to offer. Whether you need a development environment for your websites or mobiles app, running a virtual machine with your existing applications or simply putting a SQL database online. No worries, Windows Azure has the right packages available and the online management portal is really easy t handle. After this, we got a little bit more business oriented while Wasiim Hosenbocus, employee at Ceridian, took the attendees through the inerts of a real-life application, and demoed a couple of the existing features. He did a great job by showing how the different services of Windows Azure can be created and pulled together. After the lunch break it is always tough to keep the audience awake... And it was my turn. I gave a brief overview on operating and managing a SQL database on Windows Azure. Well, there are actually two options available and depending on your individual requirements you should be aware of both. The simpler version is called SQL Database and while provisioning only takes a couple of seconds, you should take into consideration that SQL Database has a number of constraints, like limitations on the actual database size - up to 5 GB as web edition and up to 150 GB maximum as business edition -, among others. Next, it was Chervine Bhiwoo's session on Windows Azure Mobile Services. It was absolutely amazing to see that the mobiles services directly offers you various project templates, like Windows 8 Store App, Android app, iOS app, and even Xamarin cross-platform app development. So, within a couple of minutes you can have your first mobile app active and running on Windows Azure. Furthermore, Chervine showed the attendees that adding another user interface, like Web Sites running on ASP.NET MVC 4 only takes a couple of minutes, too. And last but not least, we rounded up the day with Windows Azure Websites and hosting of Virtual Machines presented by some members of the local Microsoft Students Partners programme. Surely, one of the big advantages using Windows Azure is the availability of pre-defined installation packages of known web applications, like WordPress, Joomla!, or Ghost. Compared to running your own web site with a traditional web hoster it is surely en par, and depending on your personal level of expertise, Windows Azure provides you more liberty in terms of configuration than maybe a shared hosting environment. Running a pre-defined web application is one thing but in case that you would like to have more control over your hosting environment it is highly advised to opt for a virtual machine. Provisioning of an Ubuntu 12.04 LTS system was very simple to do but it takes some more minutes than you might expect. So, please be patient and take your time while Windows Azure gets everything in place for you. Afterwards, you can use a SecureShell (ssh) client like Putty in case of a Linux-based machine, or Remote Desktop Services when operating a Windows Server system to log in into your virtual machine. At the end of the day we had a great Q&A session and we finalised the event with our raffle of goodies. Participation in the raffle was bound to submission of the session survey and most gratefully we had a give-away for everyone. What a nice coincidence to finish of the day. Furthermore, I had a very good conversation with Thierry and Ludovic of Microsoft IOI & FP on the necessity of user groups and IT communities here on the island. It's great to see that the MSCC is currently on a run and that local companies are sharing our thoughts on promoting IT careers and exchange of IT knowledge in such an open way. I'm also looking forward to be able to participate and to contribute on more events in the near future. My resume of the day We learned a lot today and there is always room for improvement! It was an awesome event and quite frankly it was a pleasure to spend the day with so many enthuastic IT people in the same room.   • Global.asax parser errors when deploying MVC 1 application to remote server.

    So we're having some issues deploying an ASP.NET MVC app to a client site. Basically when we try to test the app from localhost, we get the dreaded Global.asax parser error indicating it could not load the application global. Research indicates there are basically 4 possible reasons for this exception we're seeing: The solution hasn't been built. This clearly isn't the case since we can deploy it here and it runs fine on any machine we deploy to AND we had to build and publish the darn thing to deploy it anyway. The Global.asax namespace inheritance does not match the application global code file. Again we double checked this and since it runs just fine here that can't be the issue. Miscellaneous non-descript IIS/VS.NET mischief. Basically something get's wonky in IIS or VS.NET and the web server won't behave correctly for this application. We've done cleans and rebuilds, we've deleted virtual dir and recreated, and performed all of the IIS munging that we've found elsewhere online. Various combinations of IIS bounces, server reboots, virtual dir/application recreation, etc. Code level permissions issue. We've verified full trust in machine/web config in the framework directory, we've set .NET trust to full in IIS, we've granted Everyone full control on the directories just to hit it with the security hammer, etc. etc. The pertinent detials: Windows Server 2008 x64 IIS 7, 32 bit compatible app pool (app was written on 32 bit OS compiled for any cpu) App pool identity set to NetworkService Microsoft ASP.NET MVC 1.0 XCopy deployment We deployed another read-only app just fine. The significant difference in this app is the use of NHibernate and Log4Net which require full trust. Additionally, the actual project name of the web project differs from the default namespace however the Inherits namespace in Global.asax and the Global.asax.cs files match so this shouldn't be an issue. Anybody have any bright ideas? We're officially down to just the dim ones.

The first step in my process was to download from codeplex a starter masterpage http://startermasterpages.codeplex.com/ . 2. Once you downloaded the starter master page, open up your SharePoint site in SharePoint Designer 2010 and on the left in the “Site Objects “ area click on the folder “All Files” and drill down to catalogs >> masterpages . Once you are in the Masterpage folder copy and paste the _starter.master into this folder. 3. The first step in the customization process is to create your custom style sheet. To create your custom style sheet, click on the “all Files” folder and click on “Style Library.” Right click in the style library section and choose Style sheet. Once the style sheet is created, rename it style.css. Now open the style sheet you created in SharePoint Designer. 4. In this next step you will copy and paste the SharePoint core styles for the global navigation into your custom style sheet. The next step is to locate your Global Navigation control, make sure you are scrolled to the top in the code section and press “ctrl f” on the key board. This will pop up the find and replace tool. In the” find what field”, copy and paste ID="TopNavigationMenuV4” and then click find next. Once you find ID="TopNavigationMenuV4” , you should see the following block of code which is the global navigation control: ID="TopNavigationMenuV4" Runat="server" EnableViewState="false" DataSourceID="topSiteMap" AccessKey="" UseSimpleRendering="true" UseSeparateCss="false" Orientation="Horizontal" StaticDisplayLevels="1" MaximumDynamicDisplayLevels="1" SkipLinkText="" CssClass="s4-tn" 9. In the global navigation code above you should see CssClass="s4-tn" . As an additional step you can replace "s4-tn" your own custom name like CssClass="MyNav" . If you can the name of the CSS class make sure you update your custom style sheet with the new name, example below: .MyNav{ padding:0px; margin:0px; } .MyNav ul.static{ white-space:nowrap; } 10. At this point you are ready to brand your global navigation. The next step is to modify your style.css with your customizations to the default SharePoint styles.   • Making TeX tables smaller?

    I have a LaTeX table that looks like this: \begin{table}[!ht] \centering \small \caption{ \bf{Caption}} \begin{tabular}{l|c|c|l|c|c|c|c|c} field1 & field 2 & ... \\ \hline ... the problem is that even with "\small" the table is too big, since I use: \usepackage{setspace} \doublespacing in the header. How can I: 1) Make the table single spaced? and 2) Make the table smaller? I'd like it to fit on an entire page. thanks.

At the moment I've managed to come up with a SQL statement that returns all the commands I need to execute: SELECT 'TRUNCATE TABLE ' || tablename || ';' FROM pg_tables WHERE tableowner='MYUSER'; but I cant see a way to execute them programatically once I have them...     This deletes the document from the Document table and outputs information about the deleted document into the FinishedDocument table. DELETE FROM Document OUTPUT Deleted.DocumentId , Deleted.DocumentDescription INTO FinishedDocument WHERE DocumentId = @DocumentId I need to delete the document not just from the Document table, but also from the DocumentBackup table. Meanwhile, I need to maintain insertion into FinishedDocument. Is all of this possible with only one statement? If not, is a second DELETE (against DocumentBackup), with all of it wrapped in a transaction, the way to go?

When I transform this rows in a list of CustomObject I have a big memory peak, and this transformation is made by a custom dotnet framework that I can't modify. I need to retrieve a less number of rows to do "the transform" in two passes and then avoid the momery peak. How can I split the result of a query by half? I need to do it in DB layer. I thing to do a "Top count(*)/2" but how to get the other half? Thank you!
