  • Why We Should Learn to Stop Worrying and Love Millennials

    By Christine Mellon Much is said and written about the new generations of employees entering our workforce, as though they are a strange specimen, a mysterious life form to be “figured out,” accommodated and engaged – at a safe distance, of course.  At its worst, this talk takes a critical and disapproving tone, with baby boomer employees adamantly refusing to validate this new breed of worker, let alone determine how to help them succeed and achieve their potential.   The irony of our baby-boomer resentments and suspicions is that they belie the fact that we created the very vision that younger employees are striving to achieve.  From our frustrations with empty careers that did not fulfill us, from our opposition to “the man,” from our sharp memories of our parents’ toiling for 30 years just for the right to retire, from the simple desire not to live our lives in a state of invisibility, came the seeds of hope for something better. One characteristic of Millennial workers that grew from these seeds is the desire to experience as much as possible.  They are the “Experiential Employee”, with a passion for growing in diverse ways and expanding personal and professional horizons.  Rather than rooting themselves in a single company for a career, or even in a single career path, these employees are committed to building a broad portfolio of experiences and capabilities that will enable them to make a difference and to leave a mark of significance in the world.  How much richer is the organization that nurtures and leverages this inclination?  Our curmudgeonly ways must be surrendered and our focus redirected toward building the next generation of talent ecosystems, if we are to optimize what future generations have to offer.   Accelerating Professional Development In spite of our Boomer grumblings about Millennials’ “unrealistic” expectations, the truth is that we have a well-matched set of circumstances.  We have executives-in-waiting who want to learn quickly and a concurrent, urgent need to ramp up their development time, based on anticipated high levels of retirement in the next 10+ years.  Since we need to rapidly skill up these heirs to the corporate kingdom, isn’t it a fortunate coincidence that they are hungry to learn, develop and move fluidly throughout our organizations??  So our challenge now is to efficiently operationalize the wisdom we have acquired about effective learning and development.   We have already evolved from classroom-based models to diverse instructional methods.  The next step is to find the best approaches to help younger employees learn quickly and apply new learnings in an impactful way.   Creating temporary or even permanent functional partnerships among Millennial employees is one way to maximize outcomes.  This might take the form of 2 or more employees owning aspects of what once fell under a single role.  While one might argue this would mean duplication of resources, it could be a short term cost while employees come up to speed.  And the potential benefits would be numerous:  leveraging and validating the inherent sense of community of new generations, creating cross-functional skills with broad applicability, yielding additional perspectives and approaches to traditional work outcomes, and accelerating the performance curve for incumbents through Cooperative Learning (Johnson, D. and Johnson R., 1989, 1999).  This well-researched teaching strategy, where students support each other in the absorption and application of new information, has been shown to deliver faster, more efficient learning, and greater retention. Alternately, perhaps short term contracts with exiting retirees, or former retirees, to help facilitate the development of following generations may have merit.  Again, a short term cost, certainly.  However, the gains realized in shortening the learning curve, and strengthening engagement are substantial and lasting. Ultimately, there needs to be creative thinking applied for each organization on how to accelerate the capabilities of our future leaders in unique ways that mesh with current culture. The manner in which performance is evaluated must finally shift as well.  Employees will need to be assessed on how well they have developed key skills and capabilities vs. end-to-end mastery of functional positions they have no interest in keeping for an entire career. As we become more comfortable in placing greater and greater weight on competencies vs. tasks, we will realize increased organizational agility via this new generation of workers, which will be further enhanced by their natural flexibility and appetite for change. Revisiting Succession  For many years, organizations have failed to deliver desired succession planning outcomes.  According to CEB’s 2013 research, only 28% of current leaders were pre-identified in a succession plan. These disappointing results, along with the entrance of the experiential, Millennial employee into the workforce, may just provide the needed impetus for HR to reinvent succession processes.   We have recognized that the best professional development efforts are not always linear, and the time has come to fully adopt this philosophy in regard to succession as well.  Paths to specific organizational roles will not look the same for newer generations who seek out unique learning opportunities, without consideration of a singular career destination.  Rather than charting particular jobs as precursors for key positions, the experiences and skills behind what makes an incumbent successful must become essential in succession mapping.  And the multitude of ways in which those experiences and skills may be acquired must be factored into the process, along with the individual employee’s level of learning agility. While this may seem daunting, it is necessary and long overdue.  We have talked about the criticality of competency-based succession, however, we have not lived up to our own rhetoric.  Many Boomers have experienced the same frustration in our careers; knowing we are capable of shining in a particular role, but being denied the opportunity due to how our career history lined up, on paper, with documented job requirements.  These requirements usually emphasized past jobs/titles and specific tasks, versus capabilities, drive and willingness (let alone determination) to learn new things.  How satisfying would it be for us to leave a legacy where such narrow thinking no longer applies and potential is amplified? Realizing Diversity Another bloom from the seeds we Boomers have tried to plant over the past decades is a completely evolved view of diversity.  Millennial employees assume a diverse workforce, and are startled by anything less.  Their social tolerance, nurtured by wide and diverse networks, is unprecedented.  College graduates expect a similar landscape in the “real world” to what they experienced throughout their lives.  They appreciate and seek out divergent points of view and experiences without needing any persuasion.  The face of our U.S. workforce will likely see dramatic change as Millennials apply their fresh take on hiring and building strong teams, with an inherent sense of inclusion.  This wonderful aspect of the Millennial wave should be celebrated and strongly encouraged, as it is the fulfillment of our own aspirations. Future Perfect The Experiential Employee is operating more as a free agent than a long term player, and their commitment will essentially last as long as meaningful organizational culture and personal/professional opportunities keep their interest.  As Boomers, we have laid the foundation for this new, spirited employment attitude, and we should take pride in knowing that.  Generations to come will challenge organizations to excel in how they identify, manage and nurture talent.   • The Presentation Isn't Over Until It's Over

    The senior corporate dignitaries settled into their seats looking important in a blue-suited sort of way. The lights dimmed as I strode out in front to give my presentation.  I had ten vital minutes to make my pitch.  I was about to dazzle the top management of a large software company who were considering the purchase of my software product. I would present them with a dazzling synthesis of diagrams, graphs, followed by  a live demonstration of my software projected from my laptop.  My preparation had been meticulous: It had to be: A year’s hard work was at stake, so I’d prepared it to perfection.  I stood up and took them all in, with a gaze of sublime confidence. Then the laptop expired. There are several possible alternative plans of action when this happens     A. Stare at the smoking laptop vacuously, flapping ones mouth slowly up and down     B. Stand frozen like a statue, locked in indecision between fright and flight.     C. Run out of the room, weeping     D. Pretend that this was all planned     E. Abandon the presentation in favour of a stilted and tedious dissertation about the software     F. Shake your fist at the sky, and curse the sense of humour of your preferred deity I started for a few seconds on plan B, normally referred to as the ‘Rabbit in the headlamps of the car’ technique. Suddenly, a little voice inside my head spoke. It spoke the famous inane words of Yogi Berra; ‘The game isn't over until it's over.’ ‘Too right’, I thought. What to do? I ran through the alternatives A-F inclusive in my mind but none appealed to me. I was completely unprepared for this. Nowadays, longevity has since taught me more than I wanted to know about the wacky sense of humour of fate, and I would have taken two laptops. I hadn’t, but decided to do the presentation anyway as planned. I started out ignoring the dead laptop, but pretending, instead that it was still working. The audience looked startled. They were expecting plan B to be succeeded by plan C, I suspect. They weren’t used to denial on this scale. After my introductory talk, which didn’t require any visuals, I came to the diagram that described the application I’d written.  I’d taken ages over it and it was hot stuff. Well, it would have been had it been projected onto the screen. It wasn’t. Before I describe what happened then, I must explain that I have thespian tendencies.  My  triumph as Professor Higgins in My Fair Lady at the local operatic society is now long forgotten, but I remember at the time of my finest performance, the moment that, glancing up over the vast audience of  moist-eyed faces at the during the poignant  scene between Eliza and Higgins at the end, I  realised that I had a talent that one day could possibly  be harnessed for commercial use I just talked about the diagram as if it was there, but throwing in some extra description. The audience nodded helpfully when I’d done enough. Emboldened, I began a sort of mime, well, more of a ballet, to represent each slide as I came to it. Heaven knows I’d done my preparation and, in my mind’s eye, I could see every detail, but I had to somehow project the reality of that vision to the audience, much the same way any actor playing Macbeth should do the ghost of Banquo.  My desperation gave me a manic energy. If you’ve ever demonstrated a windows application entirely by mime, gesture and florid description, you’ll understand the scale of the challenge, but then I had nothing to lose. With a brief sentence of description here and there, and arms flailing whilst outlining the size and shape of  graphs and diagrams, I used the many tricks of mime, gesture and body-language  learned from playing Captain Hook, or the Sheriff of Nottingham in pantomime. I set out determinedly on my desperate venture. There wasn’t time to do anything but focus on the challenge of the task: the world around me narrowed down to ten faces and my presentation: ten souls who had to be hypnotized into seeing a Windows application:  one that was slick, well organized and functional I don’t remember the details. Eight minutes of my life are gone completely. I was a thespian berserker.  I know however that I followed the basic plan of building the presentation in a carefully controlled crescendo until the dazzling finale where the results were displayed on-screen.  ‘And here you see the results, neatly formatted and grouped carefully to enhance the significance of the figures, together with running trend-graphs!’ I waved a mime to signify an animated  window-opening, and looked up, in my first pause, to gaze defiantly  at the audience.  It was a sight I’ll never forget. Ten pairs of eyes were gazing in rapt attention at the imaginary window, and several pairs of eyes were glancing at the imaginary graphs and figures.  I hadn’t had an audience like that since my starring role in  Beauty and the Beast.  At that moment, I realized that my desperate ploy might work. I sat down, slightly winded, when my ten minutes were up.  For the first and last time in my life, the audience of a  ‘PowerPoint’ presentation burst into spontaneous applause. ‘Any questions?’ ‘Yes,  Have you got an agent?’ Yes, in case you’re wondering, I got the deal. They bought the software product from me there and then. However, it was a life-changing experience for me and I have never ever again trusted technology as part of a presentation.  Even if things can’t go wrong, they’ll go wrong and they’ll kill the flow of what you’re presenting.  if you can’t do something without the techno-props, then you shouldn’t do it.  The greatest lesson of all is that great presentations require preparation and  ‘stage-presence’ rather than fancy graphics. They’re a great supporting aid, but they should never dominate to the point that you’re lost without them.

  • Why people don't patch and upgrade?!?

    Discussing the topic "Why Upgrade" or "Why not Upgrade" is not always fun. Actually the arguments repeat from customer to customer. Typically we hear things such as: A PSU or Patch Set introduces new bugs A new PSU or Patch Set introduces new features which lead to risk and require application verification  Patching means risk Patching changes the execution plans Patching requires too much testing Patching is too much work for our DBAs Patching costs a lot of money and doesn't pay out And to be very honest sometimes it's hard for me to stay calm in such discussions. Let's discuss some of these points a bit more in detail. A PSU or Patch Set introduces new bugsWell, yes, that is true as no software containing more than some lines of code is bug free. This applies to Oracle's code as well as too any application or operating system code. But first of all, does that mean you never patch your OS because the patch may introduce new flaws? And second, what is the point of saying "it introduces new bugs"? Does that mean you will never get rid of the mean issues we know about and we fixed already? Scroll down from MOS Note:161818.1 to the patch release you are on, no matter if it's 10.2.0.4 or 11.2.0.3 and check for the Known Issues And Alerts.Will you take responsibility to know about all these issues and refuse to upgrade to 11.2.0.4? I won't. A new PSU or Patch Set introduces new featuresOk, we can discuss that. Offering new functionality within a database patch set is a dubious thing. It has advantages such as in 11.2.0.4 where we backported Database Redaction to. But this is something you will only use once you have an Advanced Security license. I interpret that statement I've heard quite often from customers in a different way: People don't want to get surprises such as new behaviour. This certainly gives everybody a hard time. And we've had many examples in the past (SESSION_CACHED_CURSROS in 10.2.0.4,  _DATAFILE_WRITE_ERRORS_CRASH_INSTANCE in 11.2.0.2 and others) where those things weren't documented, not even in the README. Thanks to many friends out there I learned about those as well. So new behaviour is the topic people consider as risky - not really new features. And just to point this out: A PSU never brings in new features or new behaviour by definition! Patching means riskDoes it really mean risk? Yes, there were issues in the past (and sometimes in the present as well) where a patch didn't get installed correctly. But personally I consider it way more risky to not patch. Keep that in mind: The day Oracle publishes an PSU (or CPU) containing security fixes all the great security experts out there go public with their findings as well. So from that day on even my grandma can find out about those issues and try to attack somebody. Now a lot of people say: "My database does not face the internet." And I will answer: "The enemy is sitting already behind your firewalls. And knows potentially about these things." My statement: Not patching introduces way more risk to your environment than patching. Seriously! Patching changes the execution plansDo they really? I agree - there's a very small risk for this happening with Patch Sets. But not with PSUs or CPUs as they contain no optimizer fixes changing behaviour (but they may contain fixes curing wrong-query-result-bugs). But what's the point of a changing execution plan? In Oracle Database 11g it is so simple to be prepared. SQL Plan Management is a free EE feature - so once that occurs you'll put the plan into the Plan Baseline. Basta! Yes, you wouldn't like to get such surprises? Than please use the SQL Performance Analyzer (SPA) from Real Application Testing and you'll detect that easily upfront in minutes. And not to forget this, a plan change can also be very positive!Yes, there's a little risk with a database patchset - and we have many possibilites to detect this before patching. Patching requires too much testingWell, does it really? I have seen in the past 12 years how people test. There are very different efforts and approaches on this. I have seen people spending a hell of money on licenses or on project team staffing. And I have seen people sailing blindly without any tests just going the John-Wayne-approach.Proper tools will allow you to test easily without too much efforts. See the paragraph above. We have used Real Application Testing in so many customer projects reducing the amount of work spend on testing by over 50%. But apart from that at some point you will have to stop testing. If you don't you'll get lost and you'll burn money. There's no 100% guaranty. You will have to deal with a little risk as reaching the final 5% of certainty will cost you the same as it did cost to reach 95%. And doing this will lead to abnormal long product cycles that you'll run behind forever. And this will cost even more money. Patching is too much work for our DBAsPatching is a lot of work. I agree. And it's no fun work. It's boring, annoying. You don't learn much from that. That's why you should try to automate this task. Use the Database's Lifecycle Management Pack. And don't cry about the fact that it costs money. Yes it does. But it will ease the process and you'll save a lot of costs as you don't waste your valuable time with patching. Or use Oracle Database 12c Oracle Multitenant and patch either by unplug/plug or patch an entire container database with all PDBs with one patch in one task. We have customer reference cases proofing it saved them 75% of time, effort and cost since they've used Lifecycle Management Pack. So why don't you use it? Patching costs a lot of money and doesn't pay outWell, see my statements in the paragraph above. And it pays out as flying with a database with 100 known critical flaws in it which are already fixed by Oracle (such as in the Oct 2013 PSU for Oracle Database 12c) will cost ways more in case of failure or even data loss. Bet with me? Let me finally ask you some questions. What cell phone are you using and which OS does it run? Do you have an iPhone 5 and did you upgrade already to iOS 7.0.3? I've just encountered on mine that the alarm (which I rely on when traveling) has gotten now a dependency on the physical switch "sound on/off". If it is switched to "off" physically the alarm rings "silently". What a wonderful example of a behaviour change coming in with a patch set. Will this push you to stay with iOS5 or iOS6? No, because those have security flaws which won't be fixed anymore. What browser are you surfing with? Do you use Mozilla 3.6? Well, congratulations to all the hackers. It will be easy for them to attack you and harm your system. I'd guess you have the auto updater on.  Same for Google Chrome, Safari, IE.   • Metrics - A little knowledge can be a dangerous thing (or 'Why you're not clever enough to interpret metrics data')

    At RedGate Software, I work on a .NET obfuscator  called SmartAssembly.  Various features of it use a database to store various things (exception reports, name-mappings, etc.) The user is given the option of using either a SQL-Server database (which requires them to have Microsoft SQL Server), or a Microsoft Access MDB file (which requires nothing). MDB is the default option, but power-users soon switch to using a SQL Server database because it offers better performance and data-sharing. In the fashionable spirit of optimization and metrics, an obvious product-management question is 'Which is the most popular? SQL Server or MDB?' We've collected data about this fact, using our 'Feature-Usage-Reporting' technology (available as part of SmartAssembly) and more recently our 'Application Metrics' technology: Parameter Number of users % of total users Number of sessions Number of usages SQL Server 28 19.0 8115 8115 MDB 114 77.6 1449 1449 (As a disclaimer, please note than SmartAssembly has far more than 132 users . This data is just a selection of one build) So, it would appear that SQL-Server is used by fewer users, but more often. Great. But here's why these numbers are useless to me: Only the original developers understand the data What does a single 'usage' of 'MDB' mean? Does this happen once per run? Once per option change? On clicking the 'Obfuscate Now' button? When running the command-line version or just from the UI version? Each question could skew the data 10-fold either way, and the answers only known by the developer that instrumented the application in the first place. In other words, only the original developer can interpret the data - product-managers cannot interpret the data unaided. Most of the data is from uninterested users About half of people who download and run a free-trial from the internet quit it almost immediately. Only a small fraction use it sufficiently to make informed choices. Since the MDB option is the default one, we don't know how many of those 114 were people CHOOSING to use the MDB, or how many were JUST HAPPENING to use this MDB default for their 20-second trial. This is a problem we see across all our metrics: Are people are using X because it's the default or are they using X because they want to use X? We need to segment the data further - asking what percentage of each percentage meet our criteria for an 'established user' or 'informed user'. You end up spending hours writing sophisticated and dubious SQL queries to segment the data further. Not fun. You can't find out why they used this feature Metrics can answer the when and what, but not the why. Why did people use feature X? If you're anything like me, you often click on random buttons in unfamiliar applications just to explore the feature-set. If we listened uncritically to metrics at RedGate, we would eliminate the most-important and more-complex features which people actually buy the software for, leaving just big buttons on the main page and the About-Box. "Ah, that's interesting!" rather than "Ah, that's actionable!" People do love data. Did you know you eat 1201 chickens in a lifetime? But just 4 cows? Interesting, but useless. Often metrics give you a nice number: '5.8% of users have 3 or more monitors' . But unless the statistic is both SUPRISING and ACTIONABLE, it's useless. Most metrics are collected, reviewed with lots of cooing. and then forgotten. Unless a piece-of-data could change things, it's useless collecting it. People get obsessed with significance levels The first things that lots of people do with this data is do a t-test to get a significance level ("Hey! We know with 99.64% confidence that people prefer SQL Server to MDBs!") Believe me: other causes of error/misinterpretation in your data are FAR more significant than your t-test could ever comprehend. Confirmation bias prevents objectivity If the data appears to match our instinct, we feel satisfied and move on. If it doesn't, we suspect the data and dig deeper, plummeting down a rabbit-hole of segmentation and filtering until we give-up and move-on. Data is only useful if it can change our preconceptions. Do you trust this dodgy data more than your own understanding, knowledge and intelligence?  I don't. There's always multiple plausible ways to interpret/action any data Let's say we segment the above data, and get this data: Post-trial users (i.e. those using a paid version after the 14-day free-trial is over): Parameter Number of users % of total users Number of sessions Number of usages SQL Server 13 9.0 1115 1115 MDB 5 4.2 449 449 Trial users: Parameter Number of users % of total users Number of sessions Number of usages SQL Server 15 10.0 7000 7000 MDB 114 77.6 1000 1000 How do you interpret this data? It's one of: Mostly SQL Server users buy our software. People who can't afford SQL Server tend to be unable to afford or unwilling to buy our software. Therefore, ditch MDB-support. Our MDB support is so poor and buggy that our massive MDB user-base doesn't buy it.  Therefore, spend loads of money improving it, and think about ditching SQL-Server support. People 'graduate' naturally from MDB to SQL Server as they use the software more. Things are fine the way they are. We're marketing the tool wrong. The large number of MDB users represent uninformed downloaders. Tell marketing to aggressively target SQL Server users. To choose an interpretation you need to segment again. And again. And again, and again. Opting-out is correlated with feature-usage Metrics tends to be opt-in. This skews the data even further. Between 5% and 30% of people choose to opt-in to metrics (often called 'customer improvement program' or something like that). Casual trial-users who are uninterested in your product or company are less likely to opt-in. This group is probably also likely to be MDB users. How much does this skew your data by? Who knows? It's not all doom and gloom. There are some things metrics can answer well. Environment facts. How many people have 3 monitors? Have Windows 7? Have .NET 4 installed? Have Japanese Windows? Minor optimizations.  Is the text-box big enough for average user-input? Performance data. How long does our app take to start? How many databases does the average user have on their server? As you can see, questions about who-the-user-is rather than what-the-user-does are easier to answer and action. Conclusion Use SmartAssembly. If not for the metrics (called 'Feature-Usage-Reporting'), then at least for the obfuscation/error-reporting. Data raises more questions than it answers. Questions about environment are the easiest to answer.

    When you are using new tools that make also something at code level then it is good idea to check out what additions are made to code during compilation. Code contracts have simple syntax when we are writing code at Visual Studio but what happens after compilation? Are our methods same as they look in code or are they different after compilation? In this posting I will show you how code contracts look after compiling. We can see that there is counter that is incremented before checks and decremented after these whatever the result of check was. One thing that is annoying for me are null checks for exception1 and exception2. Is there really some situation possible when null is thrown instead of some instance that is Exception or that inherits from exception? Conclusion Code contracts are more complex mechanism that it seems when we look at it on our code level. Internally there are done more things than we know. I don’t say it is wrong, it is just good to know how our code looks after compiling. Looking at this example it is sure we need also performance tests for contracted code to see how heavy is their impact to system performance when we run code that makes heavy use of code contracts.

  • Big data: An evening in the life of an actual buyer

    Here I am, and this is an actual story of one of my evenings, trying to spend money with a company and ultimately failing. I just gave up and bought a service from another vendor, not the incumbent. Here is that story and how I think big data could actually fix this (and potentially prevent some of this from happening). In the end this story should illustrate how big data can benefit me (get me what I want without causing grief) and the company I am trying to buy something from. Note: Lots of details left out, I have no intention of being the annoyed blogger moaning about a specific company. What did I want to get? We watch TV, we have internet and we do have a land line. The land line is from a different vendor then the TV and the internet. I have decided that this makes no sense and I was going to get a bundle (no need to infer who this is, I just picked the generic bundle word as this is what I want to get) of all three services as this seems to save me money. I also want to not talk to people, I just want to click on a website when I feel like it and get it all sorted. I do think that is reality. I want to just do my shopping at 9.30pm while watching silly reruns on TV. Problem 1 - Bad links So, I'm an existing customer of the company I want to buy my bundle from. I go to the website, I click on offers. Turns out they are offers for new customers. After grumbling about how good they are, I click on offers for existing customers. Bummer, it goes to offers for new customers, so I click again on the link for offers for existing customers. No cigar... it just does not work. Big data solutions: 1) Do not show an existing customer the offers for new customers unless they are the same => This is only partially doable without login, but if a customer logs in the application should always know that this is an existing customer. But in general, imagine I do this from my home going through the internet service of this vendor to their domain... an instant filter should move me into the "existing customer route". 2) Flag dead or incorrect links => I've clicked the link for "existing customer offers" at least 3 times in under 5 seconds... Identifying patterns like this is easy in Hadoop and can very quickly make a list of potentially incorrect links. No need for realtime fixing, just the fact that this link can be pro-actively fixed across my entire web domain is a good thing. Preventative maintenance! Problem 2 - Purchase cannot be completed Apart from the fact that the browsing pattern to actually get to what I want is poorly designed, my purchase never gets past a specific point. In other words, I put something into my shopping cart and when I want to move on the application either crashes (with me going to an error page) or hangs or goes into something like chat. So I try again, and again and again. I think I tried this entire path (while being logged in!!) at least 10 times over the course of 20 minutes. I also clicked on the feedback button and, frustrated as I was, tried to explain this did not work... Big Data Solutions: 1) This web site does shopping cart analysis. I got an email next day stating I have things in my shopping cart, just click here to complete my purchase. After the above experience, this just added insult to my pain... 2) What should have happened, is a Hadoop job going over all logged in customers that are on the buy flow. It should flag anyone who is trying (multiple attempts from the same user to do the same thing), analyze the shopping card, the clicks to identify what the customers wants, his feedback provided (note: always own your own website feedback, never just farm this out!!) and in a short turn around time (30 minutes to 2 hours or so) email me with a link to complete my purchase. Not with a link to my shopping cart 12 hours later, but a link to actually achieve what I wanted... Why should this company go through the big data effort? I do believe this is relatively easy to do using our Oracle Event Processing and Big Data Appliance solutions combined. It is almost so simple (to my mind) that it makes no sense that this is not in place? But, now I am ranting... Why is this interesting? It is because of $$$$. After trying really hard, I mean I did this all in the evening, and again in the morning before going to work. I kept on failing, But I really wanted this to work... so an email that said, sorry, we noticed you tried to get a bundle (the log knows what I wanted, where I failed, so easy to generate), here is the link to click and complete your purchase. And here is 2 movies on us as an apology would have kept me as a customer, and got the additional $$$$ per month for the next couple of years. It would also lead to upsell on my phone package etc. Instead, I went to a completely different company, bought service from them. Lost money for company A, negative sentiment for company A and me telling this story at the water cooler so I'm influencing more people to think negatively about company A. All in all, a loss of easy money, a ding in sentiment and image where a relatively simple solution exists and can be in place on the software I describe routinely in this blog...   • At times, you need to hire a professional.

    After months of increasingly demanding toil, the development team I belonged to was told that the project was to be canned and the whole team would be fired.  I’d been brought into the team as an expert in the data implications of a business re-engineering of a major financial institution. Nowadays, you’d call me a data architect, I suppose.  I’d spent a happy year being paid consultancy fees solving a succession of interesting problems until the point when the company lost is nerve, and closed the entire initiative. The IT industry was in one of its characteristic mood-swings downwards.  After the announcement, we met in the canteen. A few developers had scented the smell of death around the project already hand had been applying unsuccessfully for jobs. There was a sense of doom in the mass of dishevelled and bleary-eyed developers. After giving vent to anger and despair, talk turned to getting new employment. It was then that I perked up. I’m not an obvious choice to give advice on getting, or passing,  IT interviews. I reckon I’ve failed most of the job interviews I’ve ever attended. I once even failed an interview for a job I’d already been doing perfectly well for a year. The jobs I’ve got have mostly been from personal recommendation. Paradoxically though, from years as a manager trying to recruit good staff, I know a lot about what IT managers are looking for.  I gave an impassioned speech outlining the important factors in getting to an interview.  The most important thing, certainly in my time at work is the quality of the résumé or CV. I can’t even guess the huge number of CVs (résumés) I’ve read through, scanning for candidates worth interviewing.  Many IT Developers find it impossible to describe their  career succinctly on two sides of paper.  They leave chunks of their life out (were they in prison?), get immersed in detail, put in irrelevancies, describe what was going on at work rather than what they themselves did, exaggerate their importance, criticize their previous employers, aren’t  aware of the important aspects of a role to a potential employer, suffer from shyness and modesty,  and lack any sort of organized perspective of their work. There are many ways of failing to write a decent CV. Many developers suffer from the delusion that their worth can be recognized purely from the code that they write, and shy away from anything that seems like self-aggrandizement. No.  A resume must make a good impression, which means presenting the facts about yourself in a clear and positive way. You can’t do it yourself. Why not have your resume professionally written? A good professional CV Writer will know the qualities being looked for in a CV and interrogate you to winkle them out. Their job is to make order and sense out of a confused career, to summarize in one page a mass of detail that presents to any recruiter the information that’s wanted. To stand back and describe an accurate summary of your skills, and work-experiences dispassionately, without rancor, pity or modesty. You are no more capable of producing an objective documentation of your career than you are of taking your own appendix out.  My next recommendation was more controversial. This is to have a professional image overhaul, or makeover, followed by a professionally-taken photo portrait. I discovered this by accident. It is normal for IT professionals to face impossible deadlines and long working hours by looking more and more like something that had recently blocked a sink. Whilst working in IT, and in a state of personal dishevelment, I’d been offered the role in a high-powered amateur production of an old ex- Broadway show, purely for my singing voice. I was supposed to be the presentable star. When the production team saw me, the air was thick with tension and despair. I was dragged kicking and protesting through a succession of desperate grooming, scrubbing, dressing, dieting. I emerged feeling like “That jewelled mass of millinery, That oiled and curled Assyrian bull, Smelling of musk and of insolence.” (Tennyson Maud; A Monodrama (1855) Section v1 stanza 6) I was then photographed by a professional stage photographer.  When the photographs were delivered, I was amazed. It wasn’t me, but it looked somehow respectable, confident, trustworthy.   A while later, when the show had ended, I took the photos, and used them for work. They went with the CV to job applications. It did the trick better than I could ever imagine.  My views went down big with the developers. Old rivalries were put immediately to one side. We voted, with a show of hands, to devote our energies for the entire notice period to getting employable. We had a team sourcing the CV Writer,  a team organising the make-overs and photographer, and a third team arranging  mock interviews. A fourth team determined the best websites and agencies for recruitment, with the help of friends in the trade.  Because there were around thirty developers, we were in a good negotiating position.  Of the three CV Writers we found who lived locally, one proved exceptional. She was an ex-journalist with an eye to detail, and years of experience in manipulating language. We tried her skills out on a developer who seemed a hopeless case, and he was called to interview within a week.  I was surprised, too, how many companies were experts at image makeovers. Within the month, we all looked like those weird slick  people in the ‘Office-tagged’ stock photographs who stare keenly and interestedly at PowerPoint slides in sleek chromium-plated high-rise offices. The portraits we used still adorn the entries of many of my ex-colleagues in LinkedIn. After a months’ worth of mock interviews, and technical Q&A, our stutters, hesitations, evasions and periphrastic circumlocutions were all gone.  There is little more to relate. With the résumés or CVs, mugshots, and schooling in how to pass interviews, we’d all got new and better-paid jobs well  before our month’s notice was ended. Whilst normally, an IT team under the axe is a sad and depressed place to belong to, this wonderful group of people had proved the power of organized group action in turning the experience to advantage. It left us feeling slightly guilty that we were somehow cheating, but I guess we were merely leveling the playing-field.

  • Beyond Cloud Technology, Enabling A More Agile and Responsive Organization

    This is the second part of the blog “Clouds, Clouds Everywhere But not a Drop of Rain”. In the first part,  I was sharing with you how a broad-based transformation makes cloud more than a technology initiative, I will describe in this section how it requires people (organizational) and process changes as well, and these changes are as critical as is the choice of right tools and technology. People: Most IT organizations have a fairly complex organizational structure. There are different groups, managing different pieces of the puzzle, and yet, they don't always work together. Provisioning a new application therefore may require a request to float endlessly through system administrators, DBAs and middleware admin worlds – resulting in long delays and constant finger pointing.  Cloud users expect end-to-end automation - which requires these silos to be greatly simplified, if not completely eliminated.  Most customers I talk to acknowledge this problem but are quick to admit that such a transformation is hard. As hard as it may be, I am afraid that the status quo is no longer an option. Sticking to an organizational structure that was created ages back will not only impede cloud adoption,  it also risks making the IT skills increasingly irrelevant in a world that is rapidly moving towards converged applications and infrastructure.   Process: Most IT organizations today operate with a mindset that they must fully "control" access to any and all types of IT services. This in turn leads to people clinging on to outdated manual approval processes .  While requiring approvals for scarce resources makes sense, insisting that every single request must be manually approved defeats the very purpose of cloud. Not only this causes delays, thereby at least partially negating the agility benefits, it also results in gross inefficiency. In a cloud environment, self-service access should be governed by policies, quotas that the administrators can define upfront . For a cloud initiative to be successful, IT organizations MUST be ready to empower users by giving them real control rather than insisting on brokering every single interaction between users and the cloud resources. Technology: From a technology perspective, cloud is about consolidation, standardization and automation. A consolidated and standardized infrastructure helps increase utilization and reduces cost. Additionally, it  enables a much higher degree of automation - thereby providing users the required agility while minimizing operational costs.  Obviously, automation is the key to cloud. Unfortunately it hasn’t received as much attention within enterprises as it should have.  Many organizations are just now waking up to the criticality of automation and it still often gets relegated to back burner in favor of other "high priority" projects. However, it is important to understand that without the right type and level of automation, cloud will remain a distant dream for most enterprises. This in turn makes the choice of the cloud management software extremely critical.  For a cloud management software to be effective in an enterprise environment, it must meet the following qualifications: Broad and Deep Solution It should offer a broad and deep solution to enable the kind of broad-based transformation we are talking about.  Its footprint must cover physical and virtual systems, as well as infrastructure, database and application tiers. Too many enterprises choose to equate cloud with virtualization. While virtualization is a critical component of a cloud solution, it is just a component and not the whole solution. Similarly, too many people tend to equate cloud with Infrastructure-as-a-Service (IaaS). While it is perfectly reasonable to treat IaaS as a starting point, it is important to realize that it is just the first stepping stone - and on its own it can only provide limited business benefits. It is actually the higher level services, such as (application) platform and business applications, that will bring about a more meaningful transformation to your enterprise. Run and Manage Efficiently Your Mission Critical Applications It should not only be able to run your mission critical applications, it should do so better than before.  For enterprises, applications and data are the critical business assets  As such, if you are building a cloud platform that cannot run your ERP application, it isn't truly a "enterprise cloud".  Also, be wary of  vendors who try to sell you the idea that your applications must be written in a certain way to be able to run on the cloud. That is nothing but a bogus, self-serving argument. For the cloud to be meaningful to enterprises, it should adopt to your applications - and not the other way around.  Automated, Integrated Set of Cloud Management Capabilities At the root of many of the problems plaguing enterprise IT today is complexity. A complex maze of tools and technology, coupled with archaic  processes, results in an environment which is inflexible, inefficient and simply too hard to manage. Management tool consolidation, therefore, is key to the success of your cloud as tool proliferation adds to complexity, encourages compartmentalization and defeats the very purpose that you are building the cloud for. Decision makers ought to be extra cautious about vendors trying to sell them a "suite" of disparate and loosely integrated products as a cloud solution.  An effective enterprise cloud management solution needs to provide a tightly integrated set of capabilities for all aspects of cloud lifecycle management. A simple question to ask: will your environment be more or less complex after you implement your cloud? More often than not, the answer will surprise you.  At Oracle, we have understood these challenges and have been working hard to create cloud solutions that are relevant and meaningful for enterprises.  And we have been doing it for much longer than you may think.   • SQL SERVER – SSMS: Disk Usage Report

    Let us start with humor!  I think we the series on various reports, we come to a logical point. We covered all the reports at server level. This means the reports we saw were targeted towards activities that are related to instance level operations. These are mostly like how a doctor diagnoses a patient. At this point I am reminded of a dialog which I read somewhere: Patient: Doc, It hurts when I touch my head. Doc: Ok, go on. What else have you experienced? Patient: It hurts even when I touch my eye, it hurts when I touch my arms, it even hurts when I touch my feet, etc. Doc: Hmmm … Patient: I feel it hurts when I touch anywhere in my body. Doc: Ahh … now I get it. You need a plaster to your finger John. Sometimes the server level gives an indicator to what is happening in the system, but we need to get to the root cause for a specific database. So, this is the first blog in series where we would start discussing about database level reports. To launch database level reports, expand selected server in Object Explorer, expand the Databases folder, and then right-click any database for which we want to look at reports. From the menu, select Reports, then Standard Reports, and then any of database level reports. In this blog, we would talk about four “disk” reports because they are similar: Disk Usage Disk Usage by Top Tables Disk Usage by Table Disk Usage by Partition Disk Usage This report shows multiple information about the database. Let us discuss them one by one.  We have divided the output into 5 different sections. Section 1 shows the high level summary of the database. It shows the space used by database files (mdf and ldf). Under the hood, the report uses, various DMVs and DBCC Commands, it is using sys.data_spaces and DBCC SHOWFILESTATS. Section 2 and 3 are pie charts. One for data file allocation and another for the transaction log file. Pie chart for “Data Files Space Usage (%)” shows space consumed data, indexes, allocated to the SQL Server database, and unallocated space which is allocated to the SQL Server database but not yet filled with anything. “Transaction Log Space Usage (%)” used DBCC SQLPERF (LOGSPACE) and shows how much empty space we have in the physical transaction log file. Section 4 shows the data from Default Trace and looks at Event IDs 92, 93, 94, 95 which are for “Data File Auto Grow”, “Log File Auto Grow”, “Data File Auto Shrink” and “Log File Auto Shrink” respectively. Here is an expanded view for that section. If default trace is not enabled, then this section would be replaced by the message “Trace Log is disabled” as highlighted below. Section 5 of the report uses DBCC SHOWFILESTATS to get information. Here is the enhanced version of that section. This shows the physical layout of the file. In case you have In-Memory Objects in the database (from SQL Server 2014), then report would show information about those as well. Here is the screenshot taken for a different database, which has In-Memory table. I have highlighted new things which are only shown for in-memory database. The new sections which are highlighted above are using sys.dm_db_xtp_checkpoint_files, sys.database_files and sys.data_spaces. The new type for in-memory OLTP is ‘FX’ in sys.data_space. The next set of reports is targeted to get information about a table and its storage. These reports can answer questions like: Which is the biggest table in the database? How many rows we have in table? Is there any table which has a lot of reserved space but its unused? Which partition of the table is having more data? Disk Usage by Top Tables This report provides detailed data on the utilization of disk space by top 1000 tables within the Database. The report does not provide data for memory optimized tables. Disk Usage by Table This report is same as earlier report with few difference. First Report shows only 1000 rows First Report does order by values in DMV sys.dm_db_partition_stats whereas second one does it based on name of the table. Both of the reports have interactive sort facility. We can click on any column header and change the sorting order of data. Disk Usage by Partition This report shows the distribution of the data in table based on partition in the table. This is so similar to previous output with the partition details now. Here is the query taken from profiler. I think this is too much disk information for a single blog and I hope you have used them in the past to get data.   • Rebuilding CoasterBuzz, Part III: The architecture using the "Web stack of love"

    This is the third post in a series about rebuilding one of my Web sites, which has been around for 12 years. I hope to relaunch in the next month or two. More: Part I: Evolution, and death to WCF Part II: Hot data objects I finally hit a point in the re-do of CoasterBuzz where I feel like the major pieces are in place... rewritten, ported and what not, so that I can focus now on front-end design and more interesting creative problems. I've been asked on more than one occasion (OK, just twice) what's going on under the covers, so I figure this might be a good time to explain the overall architecture. As it turns out, I'm using a whole lof of the "Web stack of love," as Scott Hanselman likes to refer to it. Oh that Hanselman. First off, at the center of it all, is BizTalk. Just kidding. That's "enterprise architecture" humor, where every discussion starts with how they'll use BizTalk. Here are the bigger moving parts: It's fairly straight forward. A common library lives in a number of Web apps, all of which are (or will be) powered by ASP.NET MVC 4. They all talk to the same database. There is the main Web site, which also has the endpoint for the Silverlight-based Feed app. The cstr.bz site handles redirects, which are generated when news items are published and sent to Twitter. Facebook publishing is handled via the RSS Graffiti Facebook app. The API site handles requests from the Windows Phone app. The main site depends very heavily on POP Forums, the open source, MVC-based forum I maintain. It serves a number of functions, primarily handling users. These user objects serve in non-forum roles to handle things like news and database contributions, maintaining track records (coaster nerd for "list of rides I've been on") and, perhaps most importantly, paid club memberships. Before I get into more specifics, note that the "glue" for everything is Ninject, the dependency injection framework. I actually prefer StructureMap these days, but I started with Ninject in POP Forums a long time ago. POP Forums has a static class, PopForumsActivation, that new's up an instance of the container, and you can call it from where ever. The downside is that the forums require Ninject in your MVC app as the default dependency resolver. At some point, I'll decouple it, but for now it's not in the way. In the general sense, the entire set of apps follow a repository-service-controller-view pattern. Repos just do data access, service classes do business logic, controllers compose and route, views view. The forum also provides Scoring Game functionality. The Scoring Game is a reasonably abstract framework to award users points based on certain actions, and then award achievements when a certain number of point events happen. For example, the forum already awards a point when someone plus-one's a post you made. You can set up an achievement that says, "Give the user an award when they've had 100 posts plus'd." It also does zero-point entries into the ledger, so if you make a post, you could award an achievement based on 100 posts made. Wiring in the scoring game to CoasterBuzz functionality is just a matter of going to the Ninject container and getting an instance of the event publisher, and passing it events. Forum adapters were introduced into POP Forums a few versions ago, and they can intercept the model generated for forum topic lists and threads and designate an alternate view. These are used to make the "Day in Pictures" forum, where users can upload photos as frame-by-frame photo threads. Another adapter adds an association UI, so users can associate specific amusement parks with their trip report posts. The Silverlight-based Feed app talks to a simple JSON endpoint in the main app. This uses an underlying library I wrote ages ago, simply called Feeds, that aggregates event information. You inherit from a base class that creates instances of a publisher interface, and then use that class to send it an event type and any number of data fields. Feeds has two publishers: One is to the database, and that's used for the endpoint that talks to the Silverlight app. The second publisher publishes to Twitter, if the event is of the type "news." The wiring is a little strange, because for the new posts and topics events, I'm actually pulling out the forum repository classes from the Ninject container and replacing them with overridden methods to publish. I should probably be doing this at the service class level, but whatever. It's my mess. cstr.bz doesn't do anything interesting. It looks up the path, and if it has a match, does a 301 redirect to the long URL. The API site just serves up JSON for the Windows Phone app. The Windows Phone app is Silverlight, of course, and there isn't much to it. It does use the control toolkit, but beyond that, it relies on a simple class that creates a Webclient and calls the server for JSON to deserialize. The same class is now used by the Feed app, which used to use WCF. Simple is better. Data access in POP Forums is all straight SQL, because a lot of it was ported from the ASP.NET version. Most CoasterBuzz data access is handled by the Entity Framework, using the code-first model. The context class in this case does a lot of work to make sure that the table and key mapping works, since much of it breaks from the normal conventions of EF. One of the more powerful things you can do with EF, once you understand the little gotchas, is split tables by row into different entities. For example, a roller coaster photo has everything in the same row, including the metadata, the thumbnail bytes and the image itself. Obviously, if you want to get a list of photos to iterate over in a view, you don't want to get the image data. The use of navigation properties makes it easier to get just what you want. The front end includes Razor views in MVC, and jQuery is used for client-side goodness. I'm also using jQuery UI in a few places, for tabs, a dialog box and autocomplete. I'm also, tentatively, using jQuery Mobile. I've already ported most forum views to Mobile, but they need some work as v1.1 isn't finished yet. I'm not sure if I'll ship CoasterBuzz with mobile views or not yet. It's on the radar, but not something in my delivery criteria. That covers all of the big frameworks in play. Next time I hope to talk more about the front-end experience, which to me is where most of the fun is these days. Hoping to launch in the next month or two. Getting tired of looking at the old site!

  • Excel error "This workbook contains Excel 4.0 macros or Excel 5.0 modules"

    I have a workbook that was protected via the Protect Workbook feature. It was sent to someone else to modify. When they sent it back, it was unprotected and when I try to reprotect it I get this error, "This workbook contains Excel 4.0 macros or Excel 5.0 modules. If you would like to password protect or restrict permission to this document, you need to remove these macros." I looked and there are no new macros in the edited file. The original file contained the same macros and it was able to be write protected, so I'm not sure why the modified file is having a problem. What are common causes and solutions for this error and does it make sense for the modified file to have the error when the original doesn't?

  • Logs show failed password for invalid user root from <IP Address> port 2924 ssh2

    I'm getting a constant flow of these messages in my logs. The port is variable (seemingly between 1024 and 65535). I can simulate it myself by running sftp root@<my ip> I've commented out the sftp subsystem line in my sshd_config. These ports should be closed by provider's firewall. I don't understand: Why sftp would be selecting a random port like that. It seems to be behaving like FTP in passive mode, but I can't make any sense of why that would be. Why it can even hit my server in the first place if these ports are closed.

    [From stackoverflow] Im trying to find a way to speedup my inserts to a DB2 9.7.1 (ubuntu linux) Im watching vmstat and trying to gather some statistics via the db2 get snapshot commands but im not able to figure out which numbers im looking for to be able to see where the trouble is. I've read lits of stuff like http://www.eggheadcafe.com/software/aspnet/35692526/question-multiple-row-in.aspx, and http://www.ibm.com/developerworks/data/library/tips/dm-0403wilkins/ and tricks like ALTER TABLE lalala APPEND ON works somewhat (the difference between a dd if=/dev/zero and insert is still a factor 10) but I would like to be able to find the counters or other performance indicators that actually show why it makes sense to use those tricks. For example: What is the metric called that shows me that it is buffer pages allocation (FSCR stuff) that is the problem Where do I see that the insert time is hampered by clustered indexes? I find db2top very useful but im still searching for more direct view of "this is your bottleneck" methods

    This isn't so much of a problem, but would like to know why this happens. we have a dedicated server running WHM. If I access the server via its IP address directly I am automatically redirected to http://xx.xxx.xx.xxx/cgi-sys/defaultwebpage.cgi I know how to edit this page (this isnt the problem) I'm just curious why I get redirected to this .cgi page, rather than simply remain @ xx.xxx.xx.xxx/ and view my default "landing page", if you like. What setting could I change so that if anyone visits my server IP, they do not get redirected to xx.xxx.xx.xxx/cgi-sys/defaultwebpage.cgi For instance if you visit 173.194.37.104 (google), you view the google home page, but URL remains the same.   • Uninstall mysql completely windows 7

    Greetings, I understand that this questions has been asked twice. However the answer is not there. I've removed all mysql in registry via regedit that I could find. I made programdata folder visible, deleted mysql folder that's there. Windows 7 doesn't have a very good 'grep' equivalent that I could use. I tried using powershell to find any hidden files but it requires digital signatures which I do not know how to create. Besides windows restore, is there any other way I can force my old 'invisible' mysql 5.1.40 to disappear? I want to try and install mysql via other ways, I'm not sure how to use cmake though to compile the code.

  • Set Firefox viewport size

    I thought this would be easy, but turns out it's not. I need to set the Firefox viewport size to a given value (larger than my screen resolution). What I want is not to enlarge the application window, but to enlarge the size available to the html content. The viewport won't be physically larger, but will "tell" the html that it is, so that webpages will take more space (obviously making scrollbars visible). For example, let's say my physical Firefox window is 800x600 px. I'd like to set "viewport size=2", then the available space for the html to render would be 1600x1200. Web Developer has a resize feature but it doesn't work when you set a size larger than your screen resolution (in Windows 7). Thanks in advance (I hope my explanation makes some sense).

I searched how to solve this problem, but I found only how to disable Transfer-Encoding: chunked on client side. Is there any way to do it on server side?

  • OpenGL/SharpGL - Points only on -near surface of Ortho projection?

    When you create points using three dimensions for each point and you use an Ortho projection to view the points, would there be a reason that only the points on the -near surface would appear? For example, if you use (the SharpGL method) gl.Ortho(0, width, height, 0, -10, 10), only the points at z=10 (because the near surface is at -10) actually show up. I'm currently using SharpGL - but I'm hoping the issue I'm having isn't with that particular implementation/library. EDIT: I'm adding the code below that demonstrates the issue. Note that this example requires SharpGL and is in fact a modification of a WPF sample project that comes with the current SharpGL source code (the original sample project is called TwoDSample). The project requires a MainWindow.xaml and a MainWindow.xaml.cs.     I want rsyslog to write log messages in JSON format, which requires to use double-quotes (") around strings. Problem is that values sometime include double-quotes themselves, and those need to be escaped - but I can't figure out how to do that.   • Best 'Remember the milk' client for Windows XP
