  • Down Tools Week Cometh: Kissing Goodbye to CVs/Resumes and Cover Letters

    I haven't blogged about what I'm doing in my (not so new) temporary role as Red Gate's technical recruiter, mostly because it's been routine, business as usual stuff, and because I've been trying to understand the role by doing it. I think now though the time has come to get a little more radical, so I'm going to tell you why I want to largely eliminate CVs/resumes and cover letters from the application process for some of our technical roles, and why I think that might be a good thing for candidates (and for us). I have a terrible confession to make, or at least it's a terrible confession for a recruiter: I don't really like CV sifting, or reading cover letters, and, unless I've misread the mood around here, neither does anybody else. It's dull, it's time-consuming, and it's somewhat soul destroying because, when all is said and done, you're being paid to be incredibly judgemental about people based on relatively little information. I feel like I've dirtied myself by saying that - I mean, after all, it's a core part of my job - but it sucks, it really does. (And, of course, the truth is I'm still a software engineer at heart, and I'm always looking for ways to do things better.) On the flip side, I've never met anyone who likes writing their CV. It takes hours and hours of faffing around and massaging it into shape, and the whole process is beset by a gnawing anxiety, frustration, and insecurity. All you really want is a chance to demonstrate your skills - not just talk about them - and how do you do that in a CV or cover letter? Often the best candidates will include samples of their work (a portfolio, screenshots, links to websites, product downloads, etc.), but sometimes this isn't possible, or may not be appropriate, or you just don't think you're allowed because of what your school/university careers service has told you (more commonly an issue with grads, obviously). And what are we actually trying to find out about people with all of this? I think the common criteria are actually pretty basic: Smart Gets things done (thanks for these two Joel) Not an a55hole* (sorry, have to get around Simple Talk's swear filter - and thanks to Professor Robert I. Sutton for this one) *Of course, everyone has off days, and I don't honestly think we're too worried about somebody being a bit grumpy every now and again. We can do a bit better than this in the context of the roles I'm talking about: we can be more specific about what "gets things done" means, at least in part. For software engineers and interns, the non-exhaustive meaning of "gets things done" is: Excellent coder For test engineers, the non-exhaustive meaning of "gets things done" is: Good at finding problems in software Competent coder Team player, etc., to me, are covered by "not an a55hole". I don't expect people to be the life and soul of the party, or a wild extrovert - that's not what team player means, and it's not what "not an a55hole" means. Some of our best technical staff are quiet, introverted types, but they're still pleasant to work with. My problem is that I don't think the initial sift really helps us find out whether people are smart and get things done with any great efficacy. It's better than nothing, for sure, but it's not as good as it could be. It's also contentious, and potentially unfair/inequitable - if you want to get an idea of what I mean by this, check out the background information section at the bottom. Before I go any further, let's look at the Red Gate recruitment process for technical staff* as it stands now: (LOTS of) People apply for jobs. All these applications go through a brutal process of manual sifting, which eliminates between 75 and 90% of them, depending upon the role, and the time of year**. Depending upon the role, those who pass the sift will be sent an assessment or telescreened. For the purposes of this blog post I'm only interested in those that are sent some sort of programming assessment, or bug hunt. This means software engineers, test engineers, and software interns, which are the roles for which I receive the most applications. The telescreen tends to be reserved for project or product managers. Those that pass the assessment are invited in for first interview. This interview is mostly about assessing their technical skills***, although we're obviously on the look out for cultural fit red flags as well. If the first interview goes well we'll invite candidates back for a second interview. This is where team/cultural fit is really scoped out. We also use this interview to dive more deeply into certain areas of their skillset, and explore any concerns that may have come out of the first interview (these obviously won't have been serious or obvious enough to cause a rejection at that point, but are things we do need to look into before we'd consider making an offer). We might subsequently invite them in for lunch before we make them an offer. This tends to happen when we're recruiting somebody for a specific team and we'd like them to meet all the people they'll be working with directly. It's not an interview per se, but can prove pivotal if they don't gel with the team. Anyone who's made it this far will receive an offer from us. *We have a slightly quirky definition of "technical staff" as it relates to the technical recruiter role here. It includes software engineers, test engineers, software interns, user experience specialists, technical authors, project managers, product managers, and development managers, but does not include product support or information systems roles. **For example, the quality of graduate applicants overall noticeably drops as the academic year wears on, which is not to say that by now there aren't still stars in there, just that they're fewer and further between. ***Some organisations prefer to assess for team fit first, but I think assessing technical skills is a more effective initial filter - if they're the nicest person in the world, but can't cut a line of code they're not going to work out. Now, as I suggested in the title, Red Gate's Down Tools Week is upon us once again - next week in fact - and I had proposed as a project that we refactor and automate the first stage of marking our programming assessments. Marking assessments, and in fact organising the marking of them, is a somewhat time-consuming process, and we receive many assessment solutions that just don't make the cut, for whatever reason. Whilst I don't think it's possible to fully automate marking, I do think it ought to be possible to run a suite of automated tests over each candidate's solution to see whether or not it behaves correctly and, if it does, move on to a manual stage where we examine the code for structure, decomposition, style, readability, maintainability, etc. Obviously it's possible to use tools to generate potentially helpful metrics for some of these indices as well. This would obviously reduce the marking workload, and would provide candidates with quicker feedback about whether they've been successful - though I do wonder if waiting a tactful interval before sending a (nicely written) rejection might be wise. I duly scrawled out a picture of my ideal process, which looked like this: The problem is, as soon as I'd roughed it out, I realised that fundamentally it wasn't an ideal process at all, which explained the gnawing feeling of cognitive dissonance I'd been wrestling with all week, whilst I'd been trying to find time to do this. Here's what I mean. Automated assessment marking, and the associated infrastructure around that, makes it much easier for us to deal with large numbers of assessments. This means we can be much more permissive about who we send assessments out to or, in other words, we can give more candidates the opportunity to really demonstrate their skills to us. And this leads to a question: why not give everyone the opportunity to demonstrate their skills, to show that they're smart and can get things done? (Two or three of us even discussed this in the down tools week hustings earlier this week.) And isn't this a lot simpler than the alternative we'd been considering? (FYI, this was automated CV/cover letter sifting by some form of textual analysis to ideally eliminate the worst 50% or so of applications based on an analysis of the 20,000 or so historical applications we've received since 2007 - definitely not the basic keyword analysis beloved of recruitment agencies, since this would eliminate hardly anyone who was awful, but definitely would eliminate stellar Oxbridge candidates - #fail - or some nightmarishly complex Google-like system where we profile all our currently employees, only to realise that we're never going to get representative results because we don't have a statistically significant sample size in any given role - also #fail.) No, I think the new way is better. We let people self-select. We make them the masters (or mistresses) of their own destiny. We give applicants the power - we put their fate in their hands - by giving them the chance to demonstrate their skills, which is what they really want anyway, instead of requiring that they spend hours and hours creating a CV and cover letter that I'm going to evaluate for suitability, and make a value judgement about, in approximately 1 minute (give or take). It doesn't matter what university you attended, it doesn't matter if you had a bad year when you took your A-levels - here's your chance to shine, so take it and run with it. (As a side benefit, we cut the number of applications we have to sift by something like two thirds.) WIN! OK, yeah, sounds good, but will it actually work? That's an excellent question. My gut feeling is yes, and I'll justify why below (and hopefully have gone some way towards doing that above as well), but what I'm proposing here is really that we run an experiment for a period of time - probably a couple of months or so - and measure the outcomes we see: How many people apply? (Wouldn't be surprised or alarmed to see this cut by a factor of ten.) How many of them submit a good assessment? (More/less than at present?) How much overhead is there for us in dealing with these assessments compared to now? What are the success and failure rates at each interview stage compared to now? How many people are we hiring at the end of it compared to now? I think it'll work because I hypothesize that, amongst other things: It self-selects for people who really want to work at Red Gate which, at the moment, is something I have to try and assess based on their CV and cover letter - but if you're not that bothered about working here, why would you complete the assessment? Candidates who would submit a shoddy application probably won't feel motivated to do the assessment. Candidates who would demonstrate good attention to detail in their CV/cover letter will demonstrate good attention to detail in the assessment. In general, only the better candidates will complete and submit the assessment. Marking assessments is much less work so we'll be able to deal with any increase that we see (hopefully we will see). There are obviously other questions as well: Is plagiarism going to be a problem? Is there any way we can detect/discourage potential plagiarism? How do we assess candidates' education and experience? What about their ability to communicate in writing? Do we still want them to submit a CV afterwards if they pass assessment? Do we want to offer them the opportunity to tell us a bit about why they'd like the job when they submit their assessment? How does this affect our relationship with recruitment agencies we might use to hire for these roles? So, what's the objective for next week's Down Tools Week? Pretty simple really - we want to implement this process for the Graduate Software Engineer and Software Engineer positions that you can find on our website. I will be joined by a crack team of our best developers (Kevin Boyle, and new Red-Gater, Sam Blackburn), and recruiting hostess with the mostest Laura McQuillen, and hopefully a couple of others as well - if I can successfully twist more arms before Monday.* Hopefully by next Friday our experiment will be up and running, and we may have changed the way Red Gate recruits software engineers for good! This generated quite an involved discussion on our Yammer site: I'm sure you can glean a pretty good impression of my own educational prejudices from that discussion as well, although I'm very open to changing my opinion - hopefully you've already figured that out from reading the rest of this post. The password was not specified, or is not correct. End Error Could not load package "\sw-conf-dev-01\projects\dtsx\Email.dtsx" because of error 0xC0014037. Description: Failed to remove package protection with error 0xC0014037 "The package is encrypted with a password. The password was not specified, or is not correct.". This occurs in the CPackage::LoadFromXML method I have used the same password in the package as well, but i don't know why I'm still getting an error message. Any ideas?

  • How do I generate C# code from WADL files?

    I am looking for a code generator than can generate C# code to access RESTful web services described by WADL files in a way similar to how wadl2java works. Doing som searching I came across the rest-api-code-gen project on Google Code, but although the latest source does in fact support C#, the REST Describe & Compile demo site does not. (The C# button is there, but it's disabled.) I realize I could download the source and set up my own server with the latest version, but I would prefer not to, as what I need is a command line tool and not a web application with dependencies to Google Web Toolkit. I guess I could write my own a command line tool based on the same source code, but if it has already been done, or other tools can do the job, I'd rather avoid it. So, I'm wondering, are there any tools like that out there?

  • Error 0x800f0922 installing .NET 3.5 on Windows 8

    I'm trying to install .NET 3.5 on my Windows 8 box and it keeps throwing Error 0x800f0922 at me. From what I've read on answers.microsoft.com and StackOverflow I gather the easiest way to fix this is to perform a system refresh, however this will remove all software I've installed from discs. I've just moved house, so I'd rather not do that as I don't know where all the installation media actually are for a lot of my software, so if possible I'd prefer to track down where the problem is actually occurring. (Also, I have a LOT of software installed. It'd take me a long time to reinstall it all, and I unfortunately haven't got that time.) The on-demand error screen sends me to KB2734782 (can't link it as I'm <10 rep), which doesn't help much.   • What is the WPF equivilant for the FlowLayoutPanel?

    I am working on a WPF application (a one note clone which is called "note your life") where you can dynamically assign Tags to an entry (just as in virtually any web 2.0 app these days). for this I had in my windows forms prototype a FlowLayoutPanel that did the job very well. I want to have the tags float to the next line if there isn't enough space and get a scrollbar if needed. how can this be achieved with WPF? I played around with <StackPanel Orientation="Horizontal" FlowDirection="LeftToRight" ...> but this doesn't move the elements in the next line if needed. Any suggestions?

    Hey guys, I don't know if this should be a regular question or maybe a wiki page. I just got a call back from an employer and he advised me i have made it through to the next round of interviews and would have to take an online C++ test through IKM (http://www.ikmnet.com/). Has anyone here got any advise as to what type of questions this test will ask, or has anyone got advise about what i should do a brush up on to do the best i could on this test. THis is for a job in simulations if that helps at all, Any advise would be great. -Craig

  • Stretch and Scale a CSS image Background - With CSS only

    Good day. I always wanted to do this. I want that my background image stretch and scale depending the Browser view port size. I've seen some questions on SO that do the job, this One for example. Works well, but i want place the img in the background way, not with a image tag. In that one is placed a img tag, then with CSS we tribute to the img tag. width:100%; height:100%; It works, but that question is a bit old, and states that in CSS3 resizing a background image will work pretty well. I've tried this example the first one but i didn't workout for me. Does somebody know a good method to do it with the background image statement? If its sounds confusing just ask. Thanks

  • Missing IUSR account on Windows Server 2008 R2 / IIS7.5

    Ok, I'm stumped. I've been given the job of installing PHP5.4 on this machine. One of the manual installation steps is to configure the IUSR account to have specific permissions. The problem is, I see the IIS_IUSRS group, but no IUSR account. The only users listed are the Admin user, a Guest account, and a user for the security software. I'm not really the Windows server type, more of a *NIX guy - so this is getting a little frustrating. I've searched everywhere and haven't found a suitable answer, but I have learned a lot about IIS7.5 - so it hasn't been a total waste of time. I've tried several recommendations and found several similar problems, but nothing has worked so far. I've also just tried making the IUSR account myself, but to no avail. If anyone knows how to get this going, I will be ever so grateful.

I'm working on binary trees now, and I was wondering what would be the best way to determine if the tree is height-balanced.   • How can I set initial values when using Silverlight DataForm and .Net RIA Services DomainDataSource?

    I'm experimenting with .Net RIA and Silverlight, I have a few of related entities; Client, Project and Job, a Client has many Projects, and a Project has many Jobs. In the Silverlight app, I'm uisng a DomainDataSource, and DataForm controls to perform the CRUD operations. When a Client is selected a list of projects appears, at which point the user can add a new project for that client. I'd like to be able to fill in the value for client automatically, but there doesn't seem to be any way to do that, while there is an AddingNewItem event on the DataForm control, it seems to fire before the DataForm has an instance of the new object and I'm not sure trawling through the ChangeSet from the DomainDataSource SubmittingChanges event is the best way to do this. I would of thought this would of been an obvious feature... anyone know the best way to achieve this functionality?

  • Ado.net performance:What does SNIReadSync do?

    We have a query that takes 2 seconds to run in Sql Server Management Studio but it takes 13 seconds to be shown on a client screen. I used dotTrace to profile my source code and noticed there is this SNIReadSync method (part of ADO.net assemblies)that takes a lot of time to do its job(9 seconds).I ran my source over server so I could omit the network effects and the result was the same. It doesn't matter if I'm using OleDBConnection or SqlConnection. It doesn't matter if I'm using a DataReader or a DataSet. Connection pooling does not solve this issue(as my result shows).     I experiment with a lot of open source software and I've noticed a fair amount of server type applications in the open source world use libevent to facilitate event-based processing rather than spawn multiple threads to handle requests. I also do a lot of .NET programming (it's my core job function), and I'm interested in learning how libevent relates to the .NET event model. Are events in .NET the equivalent of libevent for C programs? Should I try to learn libevent and attempt to use it in custom .NET server applications or is using the standard .NET event model basically the same thing?

    After about 15 minutes, a Norton Ghost 14 backup fails with Error EBAB03F1: The specified network name is no longer available. The source computer is a P4 laptop running Windows XP SP3. The target computer is a Core2 Quad desktop running Windows Vista Ultimate 64bit. It does not help to disable Norton 360 on the source computer or Norton Antivirus 2008 on the target computer. The Event Viewer consistently shows the same two VSS-related errors after Norton Ghost starts but before it fails. It makes no difference if the VSS service is started or stopped. The VSS errors do not appear elsewhere in the event log, only after Ghost starts.   • Running each JUnit test in a separate JVM in Eclipse?

    I have a project with nearly 500 individual tests in around 200 test classes. Some of these tests don't do a great job of tearing down their own state after they're finished, and in Eclipse this results in some tests failing. The tests all pass when running the test suite from the command line via Ant. Can I enable 'test isolation' somehow in Eclipse? I don't mind if it takes longer to run. Long term, I will clean up the misbehaving tests, but in the short term I'd like to get the tests working.

The problem is when a external method tries to set cbxJobPosition. cbxJobPosition is databinded with a list of objects of type JobPosition: JobPositionID: 1, JobPositionName: Manager JobPositionID: 2, JobPositionName: Employee JobPositionID: 3, JobPositionName: Third party Here's the XAML: <ComboBox Cursor="Hand" DataContext="{Binding}" ItemsSource="{Binding}" FontSize="13" Name="cbxJobPosition" SelectedValuePath="JobPositionID" DisplayMemberPath="JobPositionName" SelectedIndex="0" Width="233" Height="23" SelectionChanged="cbxJobPosition_SelectionChanged" /> On UserControl_Loaded method, it reads from database the list of jobs and try to set the specific job position "Third party": //calls cbxJobPosition_SelectionChanged and passes the correct SelectedValue within cbxJobPosition.SelectedIndex = 3; //calls cbxJobPosition_SelectionChanged and but won't pass the correct SelectedValue within cbxJobPosition.SelectedValue = "3"; As you can notice, when the processing is automatically redirected to cbxJobPosition_SelectionChanged, the SelectedValue attribute will have different values for each statement above when you're debugging within cbxJobPosition_SelectionChanged event.   • issues horizontal scrolling using jQuery.ScrollTo / jQuery.SerialScroll

    Hi, I am trying to develop auto horizontal scrolling for our website using - jQuery.ScrollTo / jQuery.SerialScroll. I am not sure if this is the best jquery library to do that, but if there's something better, please let me know. Here's the behavior that I want, check out foursquare's "Recent Activity" list. The data that will refresh will come from a ajax request that I make every few seconds using window.setInterval. I am not really a CSS/java script guy so I havent been able to figure out jQuery.SerialScroll. Here's the website - look at the "Live job Feeds" list. Currently the list does refresh the data coming from the ajax call, but I dont see the effect, the animation, in fact I dont even think serialScroll is being used. Right now I am doing a - $('#feed-ticker').prepend(content) to pre-append the newly arrived data. You can do a view source to look at the current code. Any help would be really appreciated. Thanks.

    Ok so last year I participated in a high school curriculum contest thing at a college(I currently attend this college). I actually got 1st in it but was still a bit angry I didn't get every single one right. The most baffling of questions on there was How many lines of code does the average programmer write per day? A. 5 B. 10 C. 25 D. 30 Aside from being a subjective question which depended on language and everything else I was more baffled at what they had as the correct answer. 10. Even on my bad days at my job I touch more than 10 lines of code(either adding, modifying, or deleting) per day. And when I took this test I had only programmed as a hobby where it was common for me to write a few hundred lines for one of my new projects per day. Where are they getting this random number of ten!? Is this published somewhere? A quick googling found me nothing.

Now the thing is that when we speak of internet radio what are we actually talking about?   • ETL Operation - Return Primary Key

    I am using Talend to populate a data warehouse. My job is writing customer data to a dimension table and transaction data to the fact table. The surrogate key (p_key) on the fact table is auto-incrementing. When I insert a new customer, I need my fact table to reflect the id of the related customer. As I mentioned my p_key is auto auto_incrementing so I can't just insert an arbitrary value for the p_key. Any thought on how I can insert a row into my dimension table and still retrieve the primary key to reference in my fact record? Thanks.
