    Below: Tom Kristensen, senior vice president at Marsh US Consumer, and Roger Soppe, CLU, LUTCF, senior director of insurance strategy, Oracle Insurance. Tom and Roger participated in a panel discussion on policy administration systems this week at IASA 2010. This week was the 82nd Annual IASA Educational Conference & Business Show held in Grapevine, Texas. While attending the conference, I had the pleasure of serving as a panelist in one of many of the outstanding sessions conducted this year. The session - entitled "Achieving Business Agility and Promoting Growth with a Modern Policy Administration System" - included industry experts Steve Forte from OneShield, Mike Sciole of IFG Companies, and Tom Kristensen, senior vice president at Marsh US Consumer. The session was conducted as a panel discussion and focused on how insurers can leverage best practices to mitigate risk while enabling rapid product innovation through a modern policy administration system. The panelists offered insight into business and technical challenges for both Life & Annuity and Property & Casualty carriers. The session had three primary learning objectives: Identifying how replacing a legacy system with a more modern policy administration solution can deliver agility and growth Identifying how processes and system should be re-engineered or replaced in order to improve speed-to-market and product support Uncovering how to leverage best practices to mitigate risk during a migration to a new platform Tom Kristensen, who is an industry veteran with over 20 years of experience, was able was able to offer a unique perspective as a business process outsourcer (BPO). Marsh US Consumer is currently implementing both the Oracle Insurance Policy Administration solution and the Oracle Revenue Management and Billing platform while at the same time implementing a new BPO customer. Tom offered insight on the need to replace their aging systems and Marsh's ability to drive new products and processes with a modern solution. As a best practice, their current project has empowered their business users to play a major role in both the requirements gathering and configuration phases. Tom stated that working with a modern solution has also enabled his organization to use a more agile implementation methodology and get hands-on experience with the software earlier in the project. He also indicated that Marsh was encouraged by how quickly it will be able to implement new products, which is another major advantage of a modern rules-based system. One of the more interesting issues was raised by an audience member who asked, "With all the vendor solutions available in North American and across Europe, what is going to make some of them more successful than others and help ensure their long term success?" Panelist Mike Sciole, IFG Companies suggested that carriers do their due diligence and follow a structured evaluation process focusing on vendors who demonstrate they have the "cash to invest in long term R&D" and evaluate audited annual statements for verification. Other panelists suggested that the vendor space will continue to evolve and those with a strong strategy focused on the insurance industry and a solid roadmap will likely separate themselves from the rest. The session concluded with the panelists offering advice about not being afraid to evaluate new modern systems. While migrating to a new platform can be challenging and is typically only undertaken every 15+ years by carriers, the ability to rapidly deploy and manage new products, create consistent processes to better service customers, and the ability to manage their business more effectively, transparently and securely are well worth the effort.   • What’s the Difference Between Succession Management and Talent Reviews?

    By Marcie Van Houten Is there a difference or are they pieces of one holistic strategic talent process? And can you have one without the other?  First, let me give a quick definition of each.  Succession planning (or management) is about creating succession slates or talent pools in support of a critical job or position or sets thereof. And then using those plans to help mitigate risk and plan talent needs for the organization.  Talent reviews (known by other names often) are sets of meetings where managers and executives come together to review, discuss and often heatedly debate the merits and potential of their employees, and then place and sometimes calibrate that talent on a performance to potential matrix.  These are some of the most strategic conversations happening in conference rooms across the globe. I speak with a lot of organizations about their practices in this area and the answers to these questions are as varied and nuanced as there are organizations thinking about them.  Some are passionate about their talent review processes and have a very evolved and thoughtful approach.  They really know their people, where their talent is, and the opportunities they plan to offer them.  And to them that is their succession process.  They may never create a slate of named candidates for a job or assign employees to formal talent pools.   On the flip side there are other organizations that create slates and slates and often multiple talent pools to support their strategic positions.  Through these, they are able to mitigate the risk associated with having a key player leave their organization.  And for them, that is their succession process.  Some will start from the lower levels of their organization and roll up their succession plans, while other organizations only cover their top 200 executives and key positions with plans.  And then there are organizations that leverage some of all of these.  Ultimately, the goals are to increase employee engagement, reduce talent-related risk, ensure the right talent is aligned to the strategic initiatives and to drive business value.  The approaches are as unique as the organizations they represent and the business opportunities they are looking to seize upon.   And that's ok.  It's great in fact. Because one thing that is common is the recognition that the need to know your people and align your top talent to the future needs of the organization is mission critical.   • e-interview: SunSpace to WebCenter migration

    I had the pleasure to do an e-interview with Ana Neves around the SunSpace to WebCenter migration project.  Below is the english version of the interview.  Enjoy   Peter, you joined Oracle in 2009 through the acquisition of Sun. Becoming a part of Oracle meant many changes. The internal collaboration platform was one of them, as per a post you wrote back in 2011. Sun had SunSpace. How would you describe SunSpace? SunSpace was the internal Community and Social Collaboration platform for the Sun's Global Sales and Services Organization. SunSpace served around 600 communities with a main focus around technology, products and services. SunSpace was a big success. Within 3 months of its launch SunSpace had over 20,000 users and it won the Atlassian "Not just another wiki" Award for the best use of Confluence (https://blogs.oracle.com/peterreiser/entry/goodbye_sunspace_hello_webcenter). What made SunSpace so special? 1. People centric versus  Web centric The main concept of SunSpace put the person in the middle of everything. All relevant information, resources  etc. where dynamically pushed to a person's  myProfile ( Facebook like interface) based on the person's interest and  needs.  2. Ease to use  SunSpace was really easy to use. We spent a lot of time on social interaction design to optimize the user experience.  Also we integrated some sophisticated technology to hide complexity from the user. As example - when a user added a document to SunSpace - we analyzed the content of the document and suggested related metadata and tags to the user based on a sophisticated algorithm which was integrated with the corporate taxonomy. Based on this metadata the document was automatically shared with the relevant communities.  3. Easy to find One of the main use cases for SunSpace was that  a user could quickly find the content and information they needed for their job.  The search implementation was based on:  optimized search engine algorithm using social value based ranking enhancements community facilitated search optimization  faceted search which recommended highly relevant  content like products, communities and experts 4. Social Adoption  - How to build vibrant communities You can deploy the coolest social technology but what if the users are not using it?   To drive user adoption we implemented two  complementary models: 4.1 Community Methodology  We developed a set of best practices on how to create, run and sustain communities including: community structure and types (e.g. Community of Practice, Community of Interest etc.) & tips and tricks on how to build a "vibrant " communities, Community Health check etc.  These best practices where constantly tuned and updated by the community of community drivers. 4.2. Social Value System To drive user adoption there is ONE key  question you  have to answer for each individual user: What's In It For Me (WIIFM) We developed a Social Value System called Community Equity which measures the social value flow between People, Content and Metadata. Based on this technology we added "Gamfication" techniques (although at that time this term did not exist ) to SunSpace to honor people for the active contribution and participation.  As example: All  social credentials a user earned trough active community participation where dynamically displayed on her/his myProfile. How would you describe WebCenter? Oracle WebCenter (@oraclewebcenter) is the Oracle's  user engagement platform for social business. It helps people work together more efficiently through contextual collaboration tools that optimize connections between people, information, and applications and ensures users have access to the right information in the context of the business process in which they are engaged. Oracle WebCenter can help your organization deliver contextual and targeted Web experiences to users and enable employees to access information and applications through intuitive portals, composite applications, and mash-ups. How does it compare to SunSpace in terms of functionality? Before I answer this question, I would like to point out some limitation we started to see with the current SunSpace implementation. Due to the massive growth of the user population (>20,000 users), we experienced  performance and scalability challenges with the current technology. Also at the time - Sun Internal Communications and SunIT planned to replace the entire Sun Intranet with SunSpace. We  kicked-off a project to evaluate the enterprise level technology which eventually would replace the good old static Intranet.  And then Oracle acquired Sun. We already had defined the functional requirements for the Intranet replacement with a Social Enterprise Stack and we just needed to evaluate the functional requirements against WebCenter   Below are the summary of this evaluation  MyProfile SunSpace WebCenter How WebCenter Works Home MyProfile: to access, click on your name at the top of any WebCenter page Your name, title, and reporting line are displayed.  Sub-tabs show your activity stream (Activities); people in your network (Connections); files you have uploaded (Documents); your contact information (Organization); and any personal information you wish to share (About).   Files MyFiles Allows you to upload, download and store documents or wiki pages within folders and subfolders.  The WebDav interface allows you to download / upload files / folders with a simple drag and drop to / from your local machine.  Tagging is supported and recommended. Network HomeMyConnections Home: displays the activity stream of individuals in your network.MyConnections: shows individuals in your network.  Click on a person's name to see their contact info and link to their profile. Status Updates MyProfle > Activties Add and displays  your recent activties and status updates. Watches Preferences > Subscriptions > Current Subscriptions Receive email notifications when  pages / spaces you watch are modified. Drafts N/A WebCenter does not support Drafts Settings Preferences: to access, click on 'Preferences' at the top of any WebCenter page Set your general preferences, as well as your WebCenter messaging, search and mail settings. MyCommunities MySpaces: to access, click on 'Spaces' at the top of any WebCenter page Displays MySpaces (communities you are a member of); and Recent Spaces (communities you have recently visited). Community SunSpace Webcenter How Webcenter Works Home Home Displays a community introduction and activity stream.  Members can add messages, links or documents via the Community Message Board. No Top Contributors widget. People Members Lists members of the community. The Mail All Members feature allows moderators and participants to send a message to all members of the community. Membership Management can be found under > Manage > Members News News Members can post and access latest community news and they can subscribe to news using an RSS reader Documents Documents Allows community members to upload, download and store documents or wiki pages within folders and subfolders.  The WebDav interface allows participants to download / upload files / folders with a simple drag and drop to / from your local machine.  Tagging is supported and recommended. Wiki Wiki Allows community members to create and update web pages with a WYSIWYG editor.  Note: WebCenter does not support macros or portlet embedding. Forum Forum Post community forum topics. Contribute to community forum conversations.  N/A Calendar Update and/or view the Community Calendar. N/A Analytics Displays detailed analytics data (views,downloads, unique users etc.) for Pages, Wiki, Documents, and Forum in a given community space. What is the adoption of WebCenter at Oracle? The entire Intranet serving around 100,000 users  is running on WebCenter Content.  For professional communities we use WebCenter Portal and Spaces. Currently we have around 6,000 community spaces with  around 40,000 members.  Does Oracle have any metrics to assess usage and impact of WebCenter? Can you give us some examples? Sure -  we have a lot of metrics   For the Intranet we use traditional metrics like pageviews, monthly unique visitors and unique visits.  For Communities we use the WebCenter Portal/Spaces analytics service which gives as a wealth of data. The key metrics we track are: Space traffic (PageViews, Unique Users) Wiki,Documents (views, downloads etc.) Forum (users, views, posts etc.) Registered members over time  Depending on the community we can filter/segment the metrics by User Properties e.g. Country, Organization, Job Role etc. What are you doing to improve usage and impact? 1. We  integrating the WebCenter social services/fabric into all  main business applications. As example The Fusion CRM deployment is seamless integrated with Oracle Social Network (OSN) and all conversation around an opportunity or customer engagement is  done in OSN (see youtube video). 2. We drive Social Best Practice trough a program called "Social Networking & Business Collaboration (SNBC) program" You worked both with WebCenter and SunSpace. Knowing what you know today, if you had the chance to choose between the two, which one would you choose? Why? That's a tricky question   In the early days of  the Social Enterprise implementation (we started SunSpace in 2006), we needed an agile and easy to deploy technology to keep up with the users requirements. Sometimes we pushed two releases per day  and we were in a permanent perpetual beta mode - SunSpace was perfect for that.  After the social implementation matured over time - community generated content became business critical and we saw a change in the  requirements from agile to stability, scalability and reliability  of the infrastructure.  WebCenter is the right choice for such an enterprise-level deployment.  You are a WebCenter Evangelist at Oracle. What do you do as part of that role? Our  role is to help position Oracle as one of the key thought leaders and solutions provider for Social Business. In addition we drive social innovation trough our Oracle Appslab  team. Is that a full time role? Yes  How many other Evangelists are there in Oracle? We are currently 5 people in the WebCenter evangelist team (@webcentervoices): Christian Finn (@cfinn) leads the team - Christian came from the Microsoft Sharepoint product management team and is a recognized expert in Social Business and Enterprise Collaboration. Noël Jaffré  (@noeljaffre) is our Web Experience Management (WEM) guru and came to Oracle via FatWire acquisition (now WebCenter Sites). Jake Kuramoto (@theapplab) is part of the Oracle AppsLab innovation  team - Jake is well known as  the driving force behind  http://theappslab.com  a blog around social and innovation.  Noel Portugal (@noelportugal) is a developer in the Oracle AppsLab innovation team - he is the inventor of OraTweet - Oracle's internal tweeting platform  Peter Reiser (@peterreiser) is  a Social Business guru and the inventor of SunSpace and Community Equity.  What area of the business do you and the rest of the Evangelists sit in? What area of the organisation is responsible for WebCenter? We are part of the WebCenter product management  organization.  Is WebCenter part of the Knowledge Management strategy? Oracle WebCenter is the Oracle's user engagement platform for social business. It brings together the most complete portfolio of portal, web experience management, content, social and collaboration technologies into a single product suite and is the product foundation of the Oracle Knowledge Management strategy.  I am aware Oracle also uses Beehive internally. How would you describe Beehive? Oracle Beehive provides an integrated set of communication and collaboration services built on a single scalable, secure, enterprise-class platform Beehive is  internally used for enterprise wide mail, calendar and real collaboration (Web conferencing) services.  Are Beehive and WebCenter connected? Historically Beehive and WebCenter Portal & Content had some overlap in functionally. (Hey - if  a company has an acquisition strategy to strengthen its product offering and accelerate  innovation, it's pretty normal that functional overlap exists  :- )) A key objective of the WebCenter strategy is  to combine all social and collaboration offerings under the WebCenter product family. That means that certain Beehive components  will be integrated into the overall WebCenter product offering.  Are there any other internal collaboration tools at Oracle? Which ones There here are two other main social tools which are widely used at Oracle  Oracle Connect was the first social tool the Oracle AppsLab team created in 2007 - see (Jake's blog post for details). It is still extensively used. ... and as a former Sun guy I like this quote from the blog post:  "Traffic to Connect peaked right after the Sun merger in 2010, when it served several hundred thousand pageviews each month; since then, traffic has subsided, but still averages tens of thousands of pageviews to several thousand users each month." Oratweet - Oracle internal microblogging platform has been used since June 2008 and it is still growing.  It's entirely written in Oracle Application Express (APEX) which is a rapid web application development tool for the Oracle database. Wanna try it out? Here you can download the code.  What is Oracle's strategy regarding (all these) collaboration tools? Pretty straight forward. The strategy is to seamless  integrate the WebCenter social & collaboration services into all Business Applications to help customers to socialize their enterprise.

  • Simplifying Human Capital Management with Mobile Applications

    By Aaron Green If you're starting to think 'mobility' is a recurring theme in your reading, you'd be right. For those who haven't started to build organisational capabilities to leverage it, it's fair to say you're late to the party. The good news: better late than never. Research firm eMarketer says the worldwide smartphone audience will total 1.75 billion this year, while communications technology and services provider Ericsson suggests smartphones will triple to 5.6 billion globally by 2019. It should be no surprise, smart phone adoption is reaching the farthest corners of the globe; the subsequent impact of enterprise applications enabled by these devices is driving business performance improvement and will continue to do so. Companies using advanced workforce analytics can add significantly to the bottom line, while impacting customer satisfaction, quality and productivity. It's a statement that makes most business leaders sit forward in their chairs. Achieving these three standards is like sipping The Golden Elixir for the business world. No-one would argue their importance. So what are 'advanced workforce analytics?' Simply, they're unprecedented access to workforce trends and performance markers. Many are made possible by a mobile world and the enterprise applications that come with it on smart devices. Some refer to it as 'the consumerisation of IT'. As this phenomenon has matured and become more widely appreciated it has impacted the spectrum of functional units within an enterprise differently, but powerfully. Whether it's sales, HR, marketing, IT, or operations, all have benefited from a more mobile approach. It has been the catalyst for improvement in, and management of, the employee experience. The net result of which is happier customers. The obvious benefits but the lesser realised impact Most people understand that mobility allows for greater efficiency and productivity, collaboration and flexibility, but how that translates into business outcomes within the various functional groups is lesser known. In actuality mobility has helped galvanise partnerships between cross-functional groups within the enterprise. Where in some quarters it was once feared mobility could fragment a workforce, its rallying cry of support is coming from what you might describe as an unlikely source - HR. As the bedrock of an enterprise, it is conceivable HR might contemplate the possible negative impact of a mobile workforce that no-longer sits in an office, at the same desks every day. After all, who would know what they were doing or saying? How would they collaborate? It's reasonable to see why HR might have a legitimate claim to try and retain as much 'perceived control' as possible. The reality however is mobility has emancipated human capital and its management. Mobility and enterprise applications are expediting decision making. Google calls it Zero Moment of Truth, or ZMOT. It enables smoother operation and can contribute to faster growth. From a collaborative perspective, with the growing use of enterprise social media, which in many cases is being driven by HR, workforce planning and the tangible impact of change is much easier to map. This in turn provides a platform from which individuals and teams can thrive. With more agility and ability to anticipate, staff satisfaction and retention is higher, and real time feedback constant. The management team can save time, energy and costs with more accurate data, which is then intelligently applied across the workforce to truly engage with staff, customers and partners. From a human capital management (HCM) perspective, mobility can help you close the loop on true talent management. It can enhance what managers can offer and what employees can provide in return. It can create nested relationships and powerful partnerships. IT and HR - partners and stewards of mobility One effect of enterprise mobility is an evolution in the nature of the relationship between HR and IT from one of service provision to partnership. The reason for the dynamic shift is largely due to the 'bring your own device' (BYOD) movement, which is transitioning to a 'bring your own application' (BYOA) scenario. As enterprise technology has in some ways reverse-engineered its solutions to help manage this situation, the partnership between IT (the functional owner) and HR (the strategic enabler) is deeply entrenched. And it has to be. The CIO and the HR leader are faced with compliance and regulatory issues and concerns around information security and personal privacy on a daily basis, complicated by global reach and varied domestic legislation. There are tens of thousands of new mobile apps entering the market each month and, unlike many consumer applications which get downloaded but are often never opened again after initial perusal, enterprise applications are being relied upon by functional groups, not least by HR to enhance people management. It requires a systematic approach across all applications in use within the enterprise in order to ensure they're used to best effect. No turning back, and no desire to With real time analytics on performance and the ability for immediate feedback, there is no turning back for managers. In my experience with Oracle, our customers' operational efficiency is at record levels. It's clear as a result of the combination of individual KPIs and organisational goals, CIOs have been able to give HR leaders the ability to build predictive models that feed into an enterprise organisations' evolving strategy. It also helps them ensure regulatory compliance much more easily. Once an arduous task, with mobile enabled automation and quality data, compliance is simpler. Their world has changed for the better. For the CIO, mobility also assists them to optimise performance. While it doesn't come without challenges, mobile-enabled applications and the native experience users have with them means employees don't need high-level technical expertise to train users. It reduces the training and engagement required from the IT team so they can focus on other things that deliver value to the bottom line; all the while lowering the cost of assets and related maintenance work by simplifying processes. Rewards of a mobile enterprise outweigh risks With mobile tools allowing us to increasingly integrate our personal and professional lives, terms like "office hours" are becoming irrelevant, so work/life balance is a cultural must. Enterprises are expected to offer tools that enable workers to access information from anywhere, at any time, from any device. Employees want simplicity and convenience but it doesn't stop at private enterprise. This is a societal shift. Governments, which traditionally have been known to be slower to adopt newer technology, are also offering support for local businesses to go mobile. Several state government websites have advice on how to create mobile apps and more. And as recently as last week the Victorian Minister for Technology Gordon Rich-Phillips unveiled his State government's ICT roadmap for the next two years, which details an increased use of the public cloud, as well as mobile communications, and improved access to online data-sets. Tech giants are investing significantly in solutions designed to simplify mobile deployment and enablement. The mobility trend is creating a wave of change in the industry and driving transformation in the enterprise. If you're not on that wave, the business risk continues to rise as your competitiveness drops.   • Fastest way to move records from a oracle DB into MS sql server after processing

    Hi.. Ok this is the scenario...I have a table in Oracle that acts like a queue... A VB.net program reads the queue and calls a stored proc in MS SQL Server that processes and then inserts the message into another SQL server table and then deletes the record from the oracle table. We use a datareader to read the records from Oracle and then call the stored proc for each of the records. The program seems to be a little slow. The stored procedure itself isnt slow. The SP by itself when called in a loop can process about 2000 records in 20 seconds. BUt when called from the .Net program, the execution time is about 5 records per second. I have seen that most of the time consumed is in calling the stored procedure and waiting for it to return. Is there a better way of doing this?   • Is Social Media The Vital Skill You Aren’t Tracking?

While on the one hand, we read about social media embarrassments happening to organizations, on the other we see that social media activities by workers and candidates can enhance a company’s brand and provide insight into what individuals are, or can become, influencers in the social media sphere. HR can play a key role in helping organizations make the most value out of the activities and presence of workers and candidates, while at the same time also helping to manage the risks that come with the permanence and viral nature of social media. What is Missing from Understanding Our Workforce? “If only HP knew what HP knows, we would be three-times more productive.”  Lew Platt, Former Chairman, President, CEO, Hewlett-Packard  What Lew Platt recognized was that organizations only have a partial understanding of what their workforce is capable of. This lack of understanding impacts the company in several negative ways: 1. A particular skill that the company needs to access in one part of the organization might exist somewhere else, but there is no record that the skill exists, so the need is unfulfilled. 2. As market conditions change rapidly, the company needs to know strategic options, but some options are missed entirely because the company doesn’t know that sufficient capability already exists to enable those options. 3. Employees may miss out on opportunities to demonstrate how their hidden skills could create new value to the company. Why don’t companies have that more complete picture of their workforce capabilities – that is, not know what they know? One very good explanation is that companies put most of their efforts into rating their workforce according to the jobs and roles they are filling today. This is the essence of two important talent management processes: recruiting and performance appraisals.  In recruiting, a set of requirements is put together for a job, either explicitly or indirectly through a job description. During the recruiting process, much of the attention is paid towards whether the candidate has the qualifications, the skills, the experience and the cultural fit to be successful in the role. This makes a lot of sense.  In the performance appraisal process, an employee is measured on how well they performed the functions of their role and in an effort to help the employee do even better next time, they are also measured on proficiency in the competencies that are deemed to be key in doing that job. Again, the logic is impeccable.  But in both these cases, two adages come to mind: 1. What gets measured is what gets managed. 2. You only see what you are looking for. In other words, the fact that the current roles the workforce are performing are the basis for measuring which capabilities the workforce has, makes them the only capabilities to be measured. What was initially meant to be a positive, i.e. identify what is needed to perform well and measure it, in order that it can be managed, comes with the unintended negative consequence of overshadowing the other capabilities the workforce has. This also comes with an employee engagement price, for the measurements and management of workforce capabilities is to typically focus on where the workforce comes up short. Again, it makes sense to do this, since improving a capability that appears to result in improved performance benefits, both the individual through improved performance ratings and the company through improved productivity. But this is based on the assumption that the capabilities identified and their required proficiencies are the only attributes of the individual that matter. Anything else the individual brings that results in high performance, while resulting in a desired performance outcome, often goes unrecognized or underappreciated at best. As social media begins to occupy a more important part in current and future roles in organizations, businesses must incorporate social media savvy and innovation into job descriptions and expectations. These new measures could provide insight into how well someone can use social media tools to influence communities and decision makers; keep abreast of trends in fast-moving industries; present a positive brand image for the organization around thought leadership, customer focus, social responsibility; and coordinate and collaborate with partners. These measures should demonstrate the “social capital” the individual has invested in and developed over time. Without this dimension, “short cut” methods may generate a narrow set of positive metrics that do not have real, long-lasting benefits to the organization. How Workforce Reputation Management Helps HR Harness Social Media With hundreds of petabytes of social media data flowing across Facebook, LinkedIn and Twitter, businesses are tapping technology solutions to effectively leverage social for HR. Workforce reputation management technology helps organizations discover, mobilize and retain talent by providing insight into the social reputation and influence of the workforce while also helping organizations monitor employee social media policy compliance and mitigate social media risk.  There are three major ways that workforce reputation management technology can play a strategic role to support HR: 1. Improve Awareness and Decisions on Talent Many organizations measure the skills and competencies that they know they need today, but are unaware of what other skills and competencies their workforce has that could be essential tomorrow. How about whether your workforce has the reputation and influence to make their skills and competencies more effective? Many organizations don’t have insight into the social media “reach” their workforce has, which is becoming more critical to business performance. These features help organizations, managers, and employees improve many talent processes and decision making, including the following: Hiring and Assignments. People and teams with higher reputations are considered more valuable and effective workers. Someone with high reputation who refers a candidate also can have high credibility as a source for hires.   Training and Development. Reputation trend analysis can impact program decisions regarding training offerings by showing how reputation and influence across the workforce changes in concert with training. Worker reputation impacts development plans and goal choices by helping the individual see which development efforts result in improved reputation and influence.   Finding Hidden Talent. Managers can discover hidden talent and skills amongst employees based on a combination of social profile information and social media reputation. Employees can improve their personal brand and accelerate their career development.  2. Talent Search and Discovery The right technology helps organizations find information on people that might otherwise be hidden. By leveraging access to candidate and worker social profiles as well as their social relationships, workforce reputation management provides companies with a more complete picture of what their knowledge, skills, and attributes are and what they can in turn access. This more complete information helps to find the right talent both outside the organization as well as the right, perhaps previously hidden talent, within the organization to fill roles and staff projects, particularly those roles and projects that are required in reaction to fast-changing opportunities and circumstances. 3. Reputation Brings Credibility Workforce reputation management technology provides a clearer picture of how candidates and workers are viewed by their peers and communities across a wide range of social reputation and influence metrics. This information is less subject to individual bias and can impact critical decision-making. Knowing the individual’s reputation and influence enables the organization to predict how well their capabilities and behaviors will have a positive effect on desired business outcomes. Many roles that have the highest impact on overall business performance are dependent on the individual’s influence and reputation. In addition, reputation and influence measures offer a very tangible source of feedback for workers, providing them with insight that helps them develop themselves and their careers and see the effectiveness of those efforts by tracking changes over time in their reputation and influence. The following are some examples of the different reputation and influence measures of the workforce that Workforce Reputation Management could gather and analyze: Generosity – How often the user reposts other’s posts. Influence – How often the user’s material is reposted by others.  Engagement – The ratio of recent posts with references (e.g. links to other posts) to the total number of posts.  Activity – How frequently the user posts. (e.g. number per day)  Impact – The size of the users’ social networks, which indicates their ability to reach unique followers, friends, or users.   Clout – The number of references and citations of the user’s material in others’ posts.  The Vital Ingredient of Workforce Reputation Management: Employee Participation “Nothing about me, without me.” Valerie Billingham, “Through the Patient’s Eyes”, Salzburg Seminar Session 356, 1998 Since data resides primarily in social media, a question arises: what manner is used to collect that data? While much of social media activity is publicly accessible (as many who wished otherwise have learned to their chagrin), the social norms of social media have developed to put some restrictions on what is acceptable behavior and by whom. Disregarding these norms risks a repercussion firestorm. One of the more recognized norms is that while individuals can follow and engage with other individual’s public social activity (e.g. Twitter updates) fairly freely, the more an organization does this unprompted and without getting permission from the individual beforehand, the more likely the organization risks a totally opposite outcome from the one desired. Instead, the organization must look for permission from the individual, which can be met with resistance. That resistance comes from not knowing how the information will be used, how it will be shared with others, and not receiving enough benefit in return for granting permission. As the quote above about patient concerns and rights succinctly states, no one likes not feeling in control of the information about themselves, or the uncertainty about where it will be used. This is well understood in consumer social media (i.e. permission-based marketing) and is applicable to workforce reputation management. However, asking permission leaves open the very real possibility that no one, or so few, will grant permission, resulting in a small set of data with little usefulness for the company. Connecting Individual Motivation to Organization Needs So what is it that makes an individual decide to grant an organization access to the data it wants? It is when the individual’s own motivations are in alignment with the organization’s objectives. In the case of workforce reputation management, when the individual is motivated by a desire for increased visibility and career growth opportunities to advertise their skills and level of influence and reputation, they are aligned with the organizations’ objectives; to fill resource needs or strategically build better awareness of what skills are present in the workforce, as well as levels of influence and reputation. Individuals can see the benefit of granting access permission to the company through multiple means. One is through simple social awareness; they begin to discover that peers who are getting more career opportunities are those who are signed up for workforce reputation management. Another is where companies take the message directly to the individual; we think you would benefit from signing up with our workforce reputation management solution. Another, more strategic approach is to make reputation management part of a larger Career Development effort by the company; providing a wide set of tools to help the workforce find ways to plan and take action to achieve their career aspirations in the organization. An effective mechanism, that facilitates connecting the visibility and career growth motivations of the workforce with the larger context of the organization’s business objectives, is to use game mechanics to help individuals transform their career goals into concrete, actionable steps, such as signing up for reputation management. This works in favor of companies looking to use workforce reputation because the workforce is more apt to see how it fits into achieving their overall career goals, as well as seeing how other participation brings additional benefits.  Once an individual has signed up with reputation management, not only have they made themselves more visible within the organization and increased their career growth opportunities, they have also enabled a tool that they can use to better understand how their actions and behaviors impact their influence and reputation. Since they will be able to see their reputation and influence measurements change over time, they will gain better insight into how reputation and influence impacts their effectiveness in a role, as well as how their behaviors and skill levels in turn affect their influence and reputation. This insight can trigger much more directed, and effective, efforts by the individual to improve their ability to perform at a higher level and become more productive. The increased sense of autonomy the individual experiences, in linking the insight they gain to the actions and behavior changes they make, greatly enhances their engagement with their role as well as their career prospects within the company. Workforce reputation management takes the wide range of disparate data about the workforce being produced across various social media platforms and transforms it into accessible, relevant, and actionable information that helps the organization achieve its desired business objectives. Social media holds untapped insights about your talent, brand and business, and workforce reputation management can help unlock them.   • Best Practices - updated: which domain types should be used to run applications

    This post is one of a series of "best practices" notes for Oracle VM Server for SPARC (formerly named Logical Domains). This is an updated and enlarged version of the post on this topic originally posted October 2012. One frequent question "what type of domain should I use to run applications?" There used to be a simple answer: "run applications in guest domains in almost all cases", but now there are more things to consider. Enhancements to Oracle VM Server for SPARC and introduction of systems like the current SPARC servers including the T4 and T5 systems, the Oracle SuperCluster T5-8 and Oracle SuperCluster M6-32 provide scale and performance much higher than the original servers that ran domains. Single-CPU performance, I/O capacity, memory sizes, are much larger now, and far more demanding applications are now being hosted in logical domains. The general advice continues to be "use guest domains in almost all cases", meaning, "use virtual I/O rather than physical I/O", unless there is a specific reason to use the other domain types. The sections below will discuss the criteria for choosing between domain types. Review: division of labor and types of domain Oracle VM Server for SPARC offloads management and I/O functionality from the hypervisor to domains (also called virtual machines), providing a modern alternative to older VM architectures that use a "thick", monolithic hypervisor. This permits a simpler hypervisor design, which enhances reliability, and security. It also reduces single points of failure by assigning responsibilities to multiple system components, further improving reliability and security. Oracle VM Server for SPARC defines the following types of domain, each with their own roles: Control domain - management control point for the server, runs the logical domain daemon and constraints engine, and is used to configure domains and manage resources. The control domain is the first domain to boot on a power-up, is always an I/O domain, and is usually a service domain as well. It doesn't have to be, but there's no reason to not leverage it for virtual I/O services. There is one control domain per T-series system, and one per Physical Domain (PDom) on an M5-32 or M6-32 system. M5 and M6 systems can be physically domained, with logical domains within the physical ones. I/O domain - a domain that has been assigned physical I/O devices. The devices may be one more more PCIe root complexes (in which case the domain is also called a root complex domain). The domain has native access to all the devices on the assigned PCIe buses. The devices can be any device type supported by Solaris on the hardware platform. a SR-IOV (Single-Root I/O Virtualization) function. SR-IOV lets a physical device (also called a physical function) or PF) be subdivided into multiple virtual functions (VFs) which can be individually assigned directly to domains. SR-IOV devices currently can be Ethernet or InfiniBand devices. direct I/O ownership of one or more PCI devices residing in a PCIe bus slot. The domain has direct access to the individual devices An I/O domain has native performance and functionality for the devices it owns, unmediated by any virtualization layer. It may also have virtual devices. Service domain - a domain that provides virtual network and disk devices to guest domains. The services are defined by commands that are run in the control domain. It usually is an I/O domain as well, in order for it to have devices to virtualize and serve out. Guest domain - a domain whose devices are all virtual rather than physical: virtual network and disk devices provided by one or more service domains. In common practice, this is where applications are run. Device considerations Consider the following when choosing between virtual devices and physical devices: Virtual devices provide the best flexibility - they can be dynamically added to and removed from a running domain, and you can have a large number of them up to a per-domain device limit. Virtual devices are compatible with live migration - domains that exclusively have virtual devices can be live migrated between servers supporting domains. On the other hand: Physical devices provide the best performance - in fact, native "bare metal" performance. Virtual devices approach physical device throughput and latency, especially with virtual network devices that can now saturate 10GbE links, but physical devices are still faster. Physical I/O devices do not add load to service domains - all the I/O goes directly from the I/O domain to the device, while virtual I/O goes through service domains, which must be provided sufficient CPU and memory capacity. Physical I/O devices can be other than network and disk - we virtualize network, disk, and serial console, but physical devices can be the wide range of attachable certified devices, including things like tape and CDROM/DVD devices. In some cases the lines are now blurred: virtual devices have better performance than previously: starting with Oracle VM Server for SPARC 3.1 there is near-native virtual network performance. There is more flexibility with physical devices than before: SR-IOV devices can now be dynamically reconfigured on domains. Tradeoffs one used to have to make are now relaxed: you can often have the flexibility of virtual I/O with performance that previously required physical I/O. You can have the performance and isolation of SR-IOV with the ability to dynamically reconfigure it, just like with virtual devices. Typical deployment A service domain is generally also an I/O domain: otherwise it wouldn't have access to physical device "backends" to offer to its clients. Similarly, an I/O domain is also typically a service domain in order to leverage the available PCI buses. Control domains must be I/O domains, because they boot up first on the server and require physical I/O. It's typical for the control domain to also be a service domain too so it doesn't "waste" the I/O resources it uses. A simple configuration consists of a control domain that is also the one I/O and service domain, and some number of guest domains using virtual I/O. In production, customers typically use multiple domains with I/O and service roles to eliminate single points of failure, as described in Availability Best Practices - Avoiding Single Points of Failure . Guest domains have virtual disk and virtual devices provisioned from more than one service domain, so failure of a service domain or I/O path or device does not result in an application outage. This also permits "rolling upgrades" in which service domains are upgraded one at a time while their guests continue to operate without disruption. (It should be noted that resiliency to I/O device failures can also be provided by the single control domain, using multi-path I/O) In this type of deployment, control, I/O, and service domains are used for virtualization infrastructure, while applications run in guest domains. Changing application deployment patterns The above model has been widely and successfully used, but more configuration options are available now. Servers got bigger than the original T2000 class machines with 2 I/O buses, so there is more I/O capacity that can be used for applications. Increased server capacity made it attractive to run more vertically-scaled applications, such as databases, with higher resource requirements than the "light" applications originally seen. This made it attractive to run applications in I/O domains so they could get bare-metal native I/O performance. This is leveraged by the Oracle SuperCluster engineered systems mentioned previously. In those engineered systems, I/O domains are used for high performance applications with native I/O performance for disk and network and optimized access to the Infiniband fabric. Another technical enhancement is Single Root I/O Virtualization (SR-IOV), which make it possible to give domains direct connections and native I/O performance for selected I/O devices. Not all I/O domains own PCI complexes, and there are increasingly more I/O domains that are not service domains. They use their I/O connectivity for performance for their own applications. However, there are some limitations and considerations: at this time, a domain using physical I/O cannot be live-migrated to another server. There is also a need to plan for security and introducing unneeded dependencies: if an I/O domain is also a service domain providing virtual I/O to guests, it has the ability to affect the correct operation of its client guest domains. This is even more relevant for the control domain. where the ldm command must be protected from unauthorized (or even mistaken) use that would affect other domains. As a general rule, running applications in the service domain or the control domain should be avoided. For reference, an excellent guide to secure deployment of domains by Stefan Hinker is at Secure Deployment of Oracle VM Server for SPARC. To recap: Guest domains with virtual I/O still provide the greatest operational flexibility, including features like live migration. They should be considered the default domain type to use unless there is a specific requirement that mandates an I/O domain. I/O domains can be used for applications with the highest performance requirements. Single Root I/O Virtualization (SR-IOV) makes this more attractive by giving direct I/O access to more domains, and by permitting dynamic reconfiguration of SR-IOV devices. Today's larger systems provide multiple PCIe buses - for example, 16 buses on the T5-8 - making it possible to configure multiple I/O domains each owning their own bus. Service domains should in general not be used for applications, because compromised security in the domain, or an outage, can affect domains that depend on it. This concern can be mitigated by providing guests' their virtual I/O from more than one service domain, so interruption of service in one service domain does not cause an application outage. The control domain should in general not be used to run applications, for the same reason. Oracle SuperCluster uses the control domain for applications, but it is an exception. It's not a general purpose environment; it's an engineered system with specifically configured applications and optimization for optimal performance. These are recommended "best practices" based on conversations with a number of Oracle architects. Keep in mind that "one size does not fit all", so you should evaluate these practices in the context of your own requirements. Summary Higher capacity servers that run Oracle VM Server for SPARC are attractive for applications with the most demanding resource requirements. New deployment models permit native I/O performance for demanding applications by running them in I/O domains with direct access to their devices. This is leveraged in SPARC SuperCluster, and can be leveraged in T-series servers to provision high-performance applications running in domains. Carefully planned, this can be used to provide peak performance for critical applications. That said, the improved virtual device performance in Oracle VM Server means that the default choice should still be guest domains with virtual I/O.

  • How can I compare between web development technologies?

    I would like experts to explain for me how can I compare between web development tools or technologies in order to be able to choose the right one. I'm tired from searching always in the regular way: X Technology vs Y Technology. I'm tired from peoples' biased opinions and usually I don't find a fair comparison. I have decided to put my question here about how can I compare them so you may identify to me the main standards for comparisons so I can compare them by myself and becoming able to choose the technology that is appropriate for the project I will develop. Note: in web development technologies I mean server side languages (e.g. PHP). One important requirement for me that can be defined as major one is cost efficiency and I mean that I don't care about the cost in the near future or the current cost, but what is more important for me is the cost in the future. If, for example, the site becomes one of the most 100 visited sites.   So, how can I compare the cost of different technologies for a future status of a site (such as being very famous site) so I can scale my option easily without missing a good technology like what happened with some sites when they chose not the most effective tool.
