  • Why We Should Learn to Stop Worrying and Love Millennials

    By Christine Mellon Much is said and written about the new generations of employees entering our workforce, as though they are a strange specimen, a mysterious life form to be “figured out,” accommodated and engaged – at a safe distance, of course.  At its worst, this talk takes a critical and disapproving tone, with baby boomer employees adamantly refusing to validate this new breed of worker, let alone determine how to help them succeed and achieve their potential.   The irony of our baby-boomer resentments and suspicions is that they belie the fact that we created the very vision that younger employees are striving to achieve.  From our frustrations with empty careers that did not fulfill us, from our opposition to “the man,” from our sharp memories of our parents’ toiling for 30 years just for the right to retire, from the simple desire not to live our lives in a state of invisibility, came the seeds of hope for something better. One characteristic of Millennial workers that grew from these seeds is the desire to experience as much as possible.  They are the “Experiential Employee”, with a passion for growing in diverse ways and expanding personal and professional horizons.  Rather than rooting themselves in a single company for a career, or even in a single career path, these employees are committed to building a broad portfolio of experiences and capabilities that will enable them to make a difference and to leave a mark of significance in the world.  How much richer is the organization that nurtures and leverages this inclination?  Our curmudgeonly ways must be surrendered and our focus redirected toward building the next generation of talent ecosystems, if we are to optimize what future generations have to offer.   Accelerating Professional Development In spite of our Boomer grumblings about Millennials’ “unrealistic” expectations, the truth is that we have a well-matched set of circumstances.  We have executives-in-waiting who want to learn quickly and a concurrent, urgent need to ramp up their development time, based on anticipated high levels of retirement in the next 10+ years.  Since we need to rapidly skill up these heirs to the corporate kingdom, isn’t it a fortunate coincidence that they are hungry to learn, develop and move fluidly throughout our organizations??  So our challenge now is to efficiently operationalize the wisdom we have acquired about effective learning and development.   We have already evolved from classroom-based models to diverse instructional methods.  The next step is to find the best approaches to help younger employees learn quickly and apply new learnings in an impactful way.   Creating temporary or even permanent functional partnerships among Millennial employees is one way to maximize outcomes.  This might take the form of 2 or more employees owning aspects of what once fell under a single role.  While one might argue this would mean duplication of resources, it could be a short term cost while employees come up to speed.  And the potential benefits would be numerous:  leveraging and validating the inherent sense of community of new generations, creating cross-functional skills with broad applicability, yielding additional perspectives and approaches to traditional work outcomes, and accelerating the performance curve for incumbents through Cooperative Learning (Johnson, D. and Johnson R., 1989, 1999).  This well-researched teaching strategy, where students support each other in the absorption and application of new information, has been shown to deliver faster, more efficient learning, and greater retention. Alternately, perhaps short term contracts with exiting retirees, or former retirees, to help facilitate the development of following generations may have merit.  Again, a short term cost, certainly.  However, the gains realized in shortening the learning curve, and strengthening engagement are substantial and lasting. Ultimately, there needs to be creative thinking applied for each organization on how to accelerate the capabilities of our future leaders in unique ways that mesh with current culture. The manner in which performance is evaluated must finally shift as well.  Employees will need to be assessed on how well they have developed key skills and capabilities vs. end-to-end mastery of functional positions they have no interest in keeping for an entire career. As we become more comfortable in placing greater and greater weight on competencies vs. tasks, we will realize increased organizational agility via this new generation of workers, which will be further enhanced by their natural flexibility and appetite for change. Revisiting Succession  For many years, organizations have failed to deliver desired succession planning outcomes.  According to CEB’s 2013 research, only 28% of current leaders were pre-identified in a succession plan. These disappointing results, along with the entrance of the experiential, Millennial employee into the workforce, may just provide the needed impetus for HR to reinvent succession processes.   We have recognized that the best professional development efforts are not always linear, and the time has come to fully adopt this philosophy in regard to succession as well.  Paths to specific organizational roles will not look the same for newer generations who seek out unique learning opportunities, without consideration of a singular career destination.  Rather than charting particular jobs as precursors for key positions, the experiences and skills behind what makes an incumbent successful must become essential in succession mapping.  And the multitude of ways in which those experiences and skills may be acquired must be factored into the process, along with the individual employee’s level of learning agility. While this may seem daunting, it is necessary and long overdue.  We have talked about the criticality of competency-based succession, however, we have not lived up to our own rhetoric.  Many Boomers have experienced the same frustration in our careers; knowing we are capable of shining in a particular role, but being denied the opportunity due to how our career history lined up, on paper, with documented job requirements.  These requirements usually emphasized past jobs/titles and specific tasks, versus capabilities, drive and willingness (let alone determination) to learn new things.  How satisfying would it be for us to leave a legacy where such narrow thinking no longer applies and potential is amplified? Realizing Diversity Another bloom from the seeds we Boomers have tried to plant over the past decades is a completely evolved view of diversity.  Millennial employees assume a diverse workforce, and are startled by anything less.  Their social tolerance, nurtured by wide and diverse networks, is unprecedented.  College graduates expect a similar landscape in the “real world” to what they experienced throughout their lives.  They appreciate and seek out divergent points of view and experiences without needing any persuasion.  The face of our U.S. workforce will likely see dramatic change as Millennials apply their fresh take on hiring and building strong teams, with an inherent sense of inclusion.  This wonderful aspect of the Millennial wave should be celebrated and strongly encouraged, as it is the fulfillment of our own aspirations. Future Perfect The Experiential Employee is operating more as a free agent than a long term player, and their commitment will essentially last as long as meaningful organizational culture and personal/professional opportunities keep their interest.  As Boomers, we have laid the foundation for this new, spirited employment attitude, and we should take pride in knowing that.  Generations to come will challenge organizations to excel in how they identify, manage and nurture talent.     We had wonderful SQLAuthority News – Community Tech Days – December 11, 2010 event yesterday. After the event, we had meeting among Jacob Sebastian, Vinod Kumar, Rushabh Mehta and myself. We all were sharing our experience about performance tuning consultations. During the conversation, Jacob has shared wonderful story of his recent observation. The story is very small but the moral of the story is very important. The story is about a client, who had continuously performance issues. Client used Activity Monitor (Read More: SQL SERVER – 2008 – Location of Activity Monitor – Where is SQL Serve Activity Monitor Located) to check the performance issues. The pattern of the performance issues was very much common all the time. Every time, after a while the computer stopped responding. After doing in-depth performance analysis, Jacob realized that client once opened activity monitor never closed it. The same activity monitor itself is very expensive process. The tool, which helped to debug the performance issues, also helped (negatively) to bring down the server. After closing the activity monitor which was open for long time, the server did not have performance issues. Moral of the story: Activity Monitor is great tool but use it with care and close it when not needed. This procedure must be repeated for each MS SQL Server installation that will be involved in a distributed transaction.To install stored procedures for JTA:1. Copy the appropriate sqljdbc.dll and instjdbc.sql files from the WL_HOME\server\lib directory to the SQL_Server_Root/bin directory of the MS SQL Server database server, where WL_HOME is the directory in which WebLogic server is installed, typically c:\Oracle\Middleware\wlserver_10.x.  Note:  If you are installing stored procedures on a database server with multiple Microsoft SQL Server instances, each running SQL Server instance must be able to locate the sqljdbc.dll file.Therefore the sqljdbc.dll file needs to be anywhere on the global PATH or on the application-specific path. For the application-specific path, place the sqljdbc.dll file into the :\Program Files\Microsoft SQL Server\MSSQL$\Binn directory for each instance. 2. From the database server, use the ISQL utility to run the instjdbc.sql script. As a precaution, have your system administrator back up the master database before running instjdbc.sql. At a command prompt, use the following syntax to run instjdbc.sql:  ISQL -Usa -Psa_password -Sserver_name -ilocation\instjdbc.sql  where:  sa_password is the password of the system administrator.  server_name is the name of the server on which SQL Server resides.  location is the full path to instjdbc.sql. (You copied this script to the SQL_Server_Root/bin directory in step 1.)  The instjdbc.sql script generates many messages. In general, these messages can be ignored; however, the system administrator should scan the output for any messages that may indicate an execution error. The last message should indicate that instjdbc.sql ran successfully. The script fails when there is insufficient space available in the master database to store the JDBC XA procedures or to log changes to existing procedures.

The string prints out 1 on print Encode::is_utf8($myclobfield); But characters like òàè are not correctly inserted into the DB. (I tested with a utf8 compliant client that can correctly insert and read them) Can anyone suggest the best way to do it? Thanks

  • What steps should I follow to start developing website applications?

    Hello, I've been developing desktop applications for about 4 years, using .NET, C++, C, and a little of Python. I've covered lots of topics while developing my applications, and even web technologies (cookies, GET/POST methods, when programming some scrapers/crawlers). I've been always waiting to start developing websites, preferably using PHP + MySQL, although other advises will be welcomed to make this question more useful and generic for others. I know I could use a CMS instead of starting from scratch, but sometimes I don't need an entire CMS to do minor things... What steps should I follow to create a website? Let's suppose I have a web designer. First of all, the designer designs the entire website (CSS, etc) and then I do the programming stuffs, like loading dynamically things from databases, doing some client-side stuffs with javascript, etc? Or how is the best way to do it? Edit: I'm not looking for tools/frameworks/languages suggestions. What I want to know is how a team (or a developer with a designer) starts creating a website. The steps they do, what tasks they do first, how they integrate the work, etc. An example of an answer could be: 1) Design the entire website with good CSS practices, using containers instead of tables in some cases, etc. 2) Use that design and develop the logic or the functionalities of the website. Of course, that's just an example. I'm looking for a good way to approach it, because I've been wanting to start on it but don't really know how exactly to organize the job :/

I am looking for a framework with lots of features, powerful, mature, with large community, good documentation, books etc. I need something that will help me be more productive in developing my app and not waste time figuring out how to do a certain thing in the framework or how to write workaround around the limitations of the framework. I was thinking one of the following: django, zope, turbogears, pylons. Off course the war is raging out there and there are other alternatives but seems Django is at the top... or is it just hype? I am interested in pros and cons of each. What was the best feature you think the framework has? What is the thing it lacks? What could have been done differently. Help me chose one to learn for starters.

  • Oracle Coding Standards Feature Implementation

    Okay, I have reached a sort of an impasse. In my open source project, a .NET-based Oracle database browser, I've implemented a bunch of refactoring tools. So far, so good. The one feature I was really hoping to implement was a big "Global Reformat" that would make the code (scripts, functions, procedures, packages, views, etc.) standards compliant. (I've always been saddened by the lack of decent SQL refactoring tools, and wanted to do something about it.) Unfortunatey, I am discovering, much to my chagrin, that there doesn't seem to be any one widely-used or even "generally accepted" standard for PL-SQL. That kind of puts a crimp on my implementation plans. My search has been fairly exhaustive. I've found lots of conflicting documents, threads and articles and the opinions are fairly diverse. (Comma placement, of all things, seems to generate quite a bit of debate.) So I'm faced with a couple of options: Add a feature that lets the user customize the standard and then reformat the code according to that standard. —OR— Add a feature that lets the user customize the standard and simply generate a violations list like StyleCop does, leaving the SQL untouched. In my mind, the first option saves the end-users a lot of work, but runs the risk of modifying SQL in potentially unwanted ways. The second option runs the risk of generating lots of warnings and doing no work whatsoever. (It'd just be generally annoying.) In either scenario, I still have no standard to go by. What I'd need to know from you guys is kind of poll-ish, but kind of not. If you were going to use a tool of this nature, what parts of your SQL code would you want it to warn you about or fix? Again, I'm just at a loss due to a lack of a cohesive standard. And given that there isn't anything out there that's officially published by Oracle, I think this is something the community could weigh in on. Also, given the way that voting works on SO, the votes would help to establish the popularity of a given "refactoring." P.S. The engine parses SQL into an expression tree so it can robustly analyze the SQL and reformat it. There should be quite a bit that we can do to correct the format of the SQL. But I am thinking that for the first release of the thing, layout is the primary concern. Though it is worth noting that the thing already has refactorings for converting keywords to upper case, and identifiers to lower case.

I was tagged along with very senior DBA in my organization who always protected me or correct my mistake. He was great guy and totally understand the young mind of over-enthusiastic Trainee DBA. I respect him very much. Here are few things which I had learned in my very first month (not necessarily I have practices them on production). Never compress (zip) native backup using any tools, when disaster happen sometime the extra time to un-compress the database can be too long and not acceptable for business SLA Do not truncate logs After restoring full database backup – only restore latest differential back, no need to restore all the backup Always write WHERE condition when deleting and updating Sr. DBA always advised me – always keep your résumé ready and car ready – you never know when you can not recover disaster!
