  • Identity Globe Trotters (Sep Edition): The Social Customer

    Welcome to the inaugural edition of our monthly series - Identity Globe Trotters. Starting today, the last Friday of every month, we will explore regional commentary on Identity Management. We will invite guest contributors from around the world to share their opinions and experiences around Identity Management and highlight regional nuances, specific drivers, solutions and more. In his current role, Krebs is dealing with the latest developments in Enterprise Social Networking and the Integration of Social Media within business processes.  By Michael Krebs The relevance of "easy sign-on" in the age of the "Social Customer" With the growth of Social Networks, the time people spend within those closed "eco-systems" is growing year by year. With social networks looking to integrate search engines, like Facebook announced some weeks ago, their relevance will continue to grow in contrast to the more conventional search engines. This is one of the reasons why social network accounts of the users are getting more and more like a virtual fingerprint. With the growing relevance of social networks the importance of a simple way for customers to get in touch with say, customer care or contract departments, will be crucial for sales processes in critical markets. Customers want to have one single point of contact and also an easy "login-method" with no dedicated usernames, passwords or proprietary accounts. The golden rule in the future social media driven markets will be: The lower the complexity of the initial contact, the better a company can profit from social networks. If you, for example, can generate a smart way of how an existing customer can use self-service portals, the cost in providing phone support can be lowered significantly. Recruiting and Hiring of "Digital Natives" Another particular example is "social" recruiting processes. The so called "digital natives" don´t want to type in their profile facts and CV´s in proprietary systems. Why not use the actual LinkedIn profile? In German speaking region, the market in the area of professional social networks is dominated by XING, the equivalent to LinkedIn. A few weeks back, this network also opened up their interfaces for integrating social sign-ons or the usage of profile data for recruiting-purposes. In the European (and especially the German) employment market, where the number of young candidates is shrinking because of the low birth rate in the region, it will become essential to use social-media supported hiring processes to find and on-board the rare talents. In fact, you will see traditional recruiting websites integrated with social hiring to attract the best talents in the market, where the pool of potential candidates has decreased dramatically over the years. Identity Management as a key factor in the Customer Experience process To create the biggest value for customers and also future employees, companies need to connect their HCM or CRM-systems with powerful Identity management solutions. With the highly efficient Oracle (social & mobile enabling) Identity Management solution, enterprises can combine easy sign on with secure connections to the backend infrastructure. This combination enables a "one-stop" service with personalized content for customers and talents. In addition, companies can collect valuable data for the enrichment of their CRM-data. The goal is to enrich the so called "Customer Experience" via all available customer channels and contact points. Those systems have already gained importance in the B2C-markets and will gradually spread out to B2B-channels in the near future.   • PeopleSoft HCM @ OHUG 11: Enter the Matrix

    The PeopleSoft HCM team is back from a very busy and exciting OHUG conference in Orlando. The packed, standing-room only PeopleSoft HCM Roadmap keynote was the highlight of the conference for many attendees and the reviews are in : PeopleSoft rocked the house ! Great demonstration of products in the keynote. Best keynote in a long time, and fun. Engaging and entertaining, great demonstration of capabilities. Message received loud and clear, PeopleSoft applications are here to stay.  PeopleSoft has a real vision moving forward. Real-time polls using mobile texting were cutting edge.                          Tracy Martin (as Trinity) and other members of the PeopleSoft HCM team presented a ‘must-see’ Matrix-themed session while dressed as movie characters. The keynote highlighted planned HCM capabilities for Matrix administration and future organization visualization enhancements. The team also previewed the planned Manager Dashboard and Talent Summary.                           Following the keynote, some of the cast posed for photo opportunities at the OHUG booth in the exhibition hall. As you can imagine, they received some interesting looks walking by the other vendor booths. The PeopleSoft HCM team also presented numerous other OHUG sessions covering PeopleSoft Talent Management, Compensation, HR HelpDesk, Payroll, Global HCM Practices, Time & Labor, Absence Management, and Benefits. All of those presentations are available from the OHUG site at www.ohug.org. When not in one of the well-attended PeopleSoft HCM sessions, conference attendees filled the Oracle booth in the exhibition hall to see live product demonstrations. True to their PeopleSoft roots, some of the PeopleSoft HCM team played as hard as they worked in Orlando and enjoyed the OHUG Appreciation event along with customers at the Hard Rock.   • Why We Should Learn to Stop Worrying and Love Millennials

    By Christine Mellon Much is said and written about the new generations of employees entering our workforce, as though they are a strange specimen, a mysterious life form to be “figured out,” accommodated and engaged – at a safe distance, of course.  At its worst, this talk takes a critical and disapproving tone, with baby boomer employees adamantly refusing to validate this new breed of worker, let alone determine how to help them succeed and achieve their potential.   The irony of our baby-boomer resentments and suspicions is that they belie the fact that we created the very vision that younger employees are striving to achieve.  From our frustrations with empty careers that did not fulfill us, from our opposition to “the man,” from our sharp memories of our parents’ toiling for 30 years just for the right to retire, from the simple desire not to live our lives in a state of invisibility, came the seeds of hope for something better. One characteristic of Millennial workers that grew from these seeds is the desire to experience as much as possible.  They are the “Experiential Employee”, with a passion for growing in diverse ways and expanding personal and professional horizons.  Rather than rooting themselves in a single company for a career, or even in a single career path, these employees are committed to building a broad portfolio of experiences and capabilities that will enable them to make a difference and to leave a mark of significance in the world.  How much richer is the organization that nurtures and leverages this inclination?  Our curmudgeonly ways must be surrendered and our focus redirected toward building the next generation of talent ecosystems, if we are to optimize what future generations have to offer.   Accelerating Professional Development In spite of our Boomer grumblings about Millennials’ “unrealistic” expectations, the truth is that we have a well-matched set of circumstances.  We have executives-in-waiting who want to learn quickly and a concurrent, urgent need to ramp up their development time, based on anticipated high levels of retirement in the next 10+ years.  Since we need to rapidly skill up these heirs to the corporate kingdom, isn’t it a fortunate coincidence that they are hungry to learn, develop and move fluidly throughout our organizations??  So our challenge now is to efficiently operationalize the wisdom we have acquired about effective learning and development.   We have already evolved from classroom-based models to diverse instructional methods.  The next step is to find the best approaches to help younger employees learn quickly and apply new learnings in an impactful way.   Creating temporary or even permanent functional partnerships among Millennial employees is one way to maximize outcomes.  This might take the form of 2 or more employees owning aspects of what once fell under a single role.  While one might argue this would mean duplication of resources, it could be a short term cost while employees come up to speed.  And the potential benefits would be numerous:  leveraging and validating the inherent sense of community of new generations, creating cross-functional skills with broad applicability, yielding additional perspectives and approaches to traditional work outcomes, and accelerating the performance curve for incumbents through Cooperative Learning (Johnson, D. and Johnson R., 1989, 1999).  This well-researched teaching strategy, where students support each other in the absorption and application of new information, has been shown to deliver faster, more efficient learning, and greater retention. Alternately, perhaps short term contracts with exiting retirees, or former retirees, to help facilitate the development of following generations may have merit.  Again, a short term cost, certainly.  However, the gains realized in shortening the learning curve, and strengthening engagement are substantial and lasting. Ultimately, there needs to be creative thinking applied for each organization on how to accelerate the capabilities of our future leaders in unique ways that mesh with current culture. The manner in which performance is evaluated must finally shift as well.  Employees will need to be assessed on how well they have developed key skills and capabilities vs. end-to-end mastery of functional positions they have no interest in keeping for an entire career. As we become more comfortable in placing greater and greater weight on competencies vs. tasks, we will realize increased organizational agility via this new generation of workers, which will be further enhanced by their natural flexibility and appetite for change. Revisiting Succession  For many years, organizations have failed to deliver desired succession planning outcomes.  According to CEB’s 2013 research, only 28% of current leaders were pre-identified in a succession plan. These disappointing results, along with the entrance of the experiential, Millennial employee into the workforce, may just provide the needed impetus for HR to reinvent succession processes.   We have recognized that the best professional development efforts are not always linear, and the time has come to fully adopt this philosophy in regard to succession as well.  Paths to specific organizational roles will not look the same for newer generations who seek out unique learning opportunities, without consideration of a singular career destination.  Rather than charting particular jobs as precursors for key positions, the experiences and skills behind what makes an incumbent successful must become essential in succession mapping.  And the multitude of ways in which those experiences and skills may be acquired must be factored into the process, along with the individual employee’s level of learning agility. While this may seem daunting, it is necessary and long overdue.  We have talked about the criticality of competency-based succession, however, we have not lived up to our own rhetoric.  Many Boomers have experienced the same frustration in our careers; knowing we are capable of shining in a particular role, but being denied the opportunity due to how our career history lined up, on paper, with documented job requirements.  These requirements usually emphasized past jobs/titles and specific tasks, versus capabilities, drive and willingness (let alone determination) to learn new things.  How satisfying would it be for us to leave a legacy where such narrow thinking no longer applies and potential is amplified? Realizing Diversity Another bloom from the seeds we Boomers have tried to plant over the past decades is a completely evolved view of diversity.  Millennial employees assume a diverse workforce, and are startled by anything less.  Their social tolerance, nurtured by wide and diverse networks, is unprecedented.  College graduates expect a similar landscape in the “real world” to what they experienced throughout their lives.  They appreciate and seek out divergent points of view and experiences without needing any persuasion.  The face of our U.S. workforce will likely see dramatic change as Millennials apply their fresh take on hiring and building strong teams, with an inherent sense of inclusion.  This wonderful aspect of the Millennial wave should be celebrated and strongly encouraged, as it is the fulfillment of our own aspirations. Future Perfect The Experiential Employee is operating more as a free agent than a long term player, and their commitment will essentially last as long as meaningful organizational culture and personal/professional opportunities keep their interest.  As Boomers, we have laid the foundation for this new, spirited employment attitude, and we should take pride in knowing that.  Generations to come will challenge organizations to excel in how they identify, manage and nurture talent. Let’s support and revel in the future that we’ve helped invent, rather than lament what we think has been lost.  After all, the future is always connected to the past.  And as so eloquently phrased by Antoine Lavoisier, French nobleman, chemist and politico:  “Nothing is Lost, Nothing is Created, and Everything is Transformed.” Christine has over 25 years of diverse HR experience.  She has held HR consulting and corporate roles, including CHRO positions for Echostar in Denver, a 6,000+ employee global engineering firm, and Aepona, a startup software firm, successfully acquired by Intel.     With the release of PeopleSoft Financials and Supply Chain Management 9.1 Feature Pack 2 in January this year, we introduced substantial new capabilities for our Staffing Industry customers. Through a co-development project with Infosys Limited, we have enriched Oracle's PeopleSoft Staffing Solution with new tools aimed at accelerating and improving the quality of job order fulfillment, increasing branch recruiter productivity, and driving profitable growth. Staffing industry firms succeed based on their ability to rapidly, cost-effectively, and continually fill their pipelines with new clients and job orders, recruit the best talent, and match orders with talent. Pressure to execute in each of these functional areas is even more acute on staffing firms as contingent labor becomes a more substantial and permanent part of the workforce mix. In an industry that creates value through speedy execution, there is little room for manual, inefficient processes and brittle, custom integrations, which throttle profitability and growth. The latest wave of investment in the PeopleSoft Staffing Solution focuses on generating efficiency and flexibility for our customers. Simplicity To operate profitably and continue growing, a Staffing enterprise needs its client management, recruiting, order fulfillment, and other processes to function in harmony. PeopleSoft Financials and Supply Chain Management 9.1 Feature Pack 2 delivers productivity boosters that Staffing firms can leverage to streamline tasks and processes for competitive advantage. For example, we enhanced the Recruiting Funnel, which manages the candidate on-boarding process, with a highly interactive user interface. It integrates disparate Staffing business processes and exploits new PeopleTools technologies to offer a superior on-boarding user experience. Automated creation of agenda items and assignment tasks for each candidate minimizes setup and organizes assignment steps for the on-boarding process. Mass updates of tasks and instant access to the candidate overview page (which we also expanded), candidate event status, event counts, and other key data enable recruiters to better serve clients and candidates. Lower TCO Constructing and maintaining an efficient yet flexible labor supply chain can be complicated, let alone expensive. Traditionally, Staffing firms have been challenged in controlling their technology cost of ownership because connecting candidate and client-facing tools involved building and integrating custom applications and technologies and managing staff turnover, placing heavy demands on IT and support staff. With PeopleSoft Financials and Supply Chain Management 9.1 Feature Pack 2, there are two major enhancements that aggressively tackle these challenges. First, we added another integration framework to enable cost-effective linking of the Staffing firm’s PeopleSoft applications and its job board distributors. (The first PeopleSoft 9.1 Feature Pack released in March 2011 delivered an integration framework to connect to resume parsing providers.) Second, we introduced the teaming concept to enable work to be partitioned to groups, as well as individuals. These two capabilities, combined with a host of others, position Staffing firms to configure and grow their businesses without growing their IT and overhead expenditures. For our Staffing Industry customers, PeopleSoft Financials and Supply Chain Management 9.1 Feature Pack 2 is loaded with high-value tools aimed at enabling and sustaining a flexible labor supply chain.   • You Are Hiring But Do Candidate&rsquo;s Want to Work For You

    So here you are – it has happened, you are now interviewing for that position that you have either applied for or maybe were called about. Whether you are an “active” candidate looking for a job or a “passive” candidate who was contacted about the opportunity, it doesn’t matter now. Regardless of the circumstances of how you got to the interview stage, how you and your new potential manager connect with each other at interview will play a part in whether you are successful in landing that job. The best manager/employee relationships I think tend to be the ones where both the manager and employee have a common goal that they are both working towards and they work together in unison to achieve these goals. Candidates – when you are interviewing for a role, remember that an interview is a two way process. An interview shouldn’t be just a case of a company interviewing you to see if you are a good fit for a certain role. Don’t forget in an interview process it is equally important that you take the opportunity to similarly interview the company to see if that role/company are the right place for you to move to as the next step in your career. I think an interview should not only be a chance for a Hiring Manager to get to better know a candidate and asses his capability and cultural fit for a team/company but it should also be a chance for the candidate to similarly assess a company or manager about whether they are someone that they want to work with. Managers – I know Recruiters have been talking about the “war for talent” since before many of you were managers, but there is no denying it – it exists. You are not only competing with other companies for talented individuals but you are also competing with the existing companies that those talented individuals are working at. Companies are not going to let the people they have identified as superstars resign without a fight (this is the classic Counter Offer scenario which may be another blog post in itself). So how do we get these great people – their current employer will do all they can to keep them, everyone else wants them – does this mean all hope is lost? No, absolutely not. The same reasons that have always existed on why candidates are interested in other opportunities is still there: it could be that someone is looking for career advancement, or they want the chance to work with new technology or maybe you have an opportunity that is exactly what that person is looking to do. As a Hiring Manager don’t just conduct your interviews in question/answer mode. You should talk to that individual to work out what it is they are looking for and you can then relate how your role addresses that. It is potentially going to be the two of you working together so you two are the ones who have to be most comfortable with each other. Don’t oversell the role – set realistic expectations of what that candidate can expect working in your team – give them the good, the bad and the ugly so they can make an informed decision. Manager’s think back to when you last were looking for a job and put yourself in the candidate’s shoes. When you were looking for a job, what was it that you wanted to know about Oracle, or what was it that you wanted more information about. There are some great Business Leaders that work here at Oracle – if you are one of them it is likely that you already are doing all these things anyway. The good news for you is that you are also likely raising yourself head and shoulders above what many interviewers do – that in itself gives you a competitive advantage in this ‘war for talent’ but as a great Business Leader you already know that

  • Are there too many qualified software development engineers chasing too few jobs?

    I am trying to write this question in a non-argumentative way, but it is quite emotionally charged for some, so please bear with me. In the U.S., we hear constantly from CEOs that they cannot find enough qualified software engineers. In fact, it is the position of the U.S. government that demand for software engineering talent outpaces supply. This position can be clearly seen in the granting of tens of thousands of H1B visas, but also in the following excerpt from the official 2010-11 Bureau of Labor Statistics Occupational Outlook Handbook: Employment of computer software engineers is expected to increase by 32 percent from 2008-2018, which is much faster than the average for all occupations. In addition, this occupation will see a large number of new jobs, with more than 295,000 created between 2008 and 2018. Demand for computer software engineers will increase as computer networking continues to grow. For example, expanding Internet technologies have spurred demand for computer software engineers who can develop Internet, intranet, and World Wide Web applications. Likewise, electronic data-processing systems in business, telecommunications, healthcare, government, and other settings continue to become more sophisticated and complex. Implementing, safeguarding, and updating computer systems and resolving problems will fuel the demand for growing numbers of systems software engineers. New growth areas will also continue to arise from rapidly evolving technologies. The increasing uses of the Internet, the proliferation of Web sites, and mobile technology such as the wireless Internet have created a demand for a wide variety of new products. As more software is offered over the Internet, and as businesses demand customized software to meet their specific needs, applications and systems software engineers will be needed in greater numbers. In addition, the growing use of handheld computers will create demand for new mobile applications and software systems. As these devices become a larger part of the business environment, it will be necessary to integrate current computer systems with this new, more mobile technology. However, from the the employee side of the equation, we often hear the opposite. Many of the stories of SDEs with graduate degrees and decades of experience on the unemployment line, or the big tech interview war stories, are anecdotal, for sure. But, there is one piece of data that is neither anecdotal nor transitory, and that is the aggregate decisions of millions of undergraduates of what degree to pursue. Here, a different picture emerges from the data, and that picture is not good for the software profession. According the most recent Taulbee Survey from Computer Research Association, undergrad degree production in CS and CE has fallen nearly 60% since 2004. (Undergrad enrollments have ticked up in the past two years, but only modestly). Here we see that a basic disconnect between what corporate CEOs and the US government are saying and what potential employees really think about job prospects in software engineering. So my questions are these. Who are we to believe? Is there an acute talent shortage, or is there a long-term structural oversupply in the SDE labor market? Can anyone provide reliable data on long-term unemployment among SDEs? How many are leaving the profession due to lack of work? Real data is most helpful. Thanks.
