  • Why We Should Learn to Stop Worrying and Love Millennials

    By Christine Mellon Much is said and written about the new generations of employees entering our workforce, as though they are a strange specimen, a mysterious life form to be “figured out,” accommodated and engaged – at a safe distance, of course.  At its worst, this talk takes a critical and disapproving tone, with baby boomer employees adamantly refusing to validate this new breed of worker, let alone determine how to help them succeed and achieve their potential.   The irony of our baby-boomer resentments and suspicions is that they belie the fact that we created the very vision that younger employees are striving to achieve.  From our frustrations with empty careers that did not fulfill us, from our opposition to “the man,” from our sharp memories of our parents’ toiling for 30 years just for the right to retire, from the simple desire not to live our lives in a state of invisibility, came the seeds of hope for something better. One characteristic of Millennial workers that grew from these seeds is the desire to experience as much as possible.  They are the “Experiential Employee”, with a passion for growing in diverse ways and expanding personal and professional horizons.  Rather than rooting themselves in a single company for a career, or even in a single career path, these employees are committed to building a broad portfolio of experiences and capabilities that will enable them to make a difference and to leave a mark of significance in the world.  How much richer is the organization that nurtures and leverages this inclination?  Our curmudgeonly ways must be surrendered and our focus redirected toward building the next generation of talent ecosystems, if we are to optimize what future generations have to offer.   Accelerating Professional Development In spite of our Boomer grumblings about Millennials’ “unrealistic” expectations, the truth is that we have a well-matched set of circumstances.  We have executives-in-waiting who want to learn quickly and a concurrent, urgent need to ramp up their development time, based on anticipated high levels of retirement in the next 10+ years.  Since we need to rapidly skill up these heirs to the corporate kingdom, isn’t it a fortunate coincidence that they are hungry to learn, develop and move fluidly throughout our organizations??  So our challenge now is to efficiently operationalize the wisdom we have acquired about effective learning and development.   We have already evolved from classroom-based models to diverse instructional methods.  The next step is to find the best approaches to help younger employees learn quickly and apply new learnings in an impactful way.   Creating temporary or even permanent functional partnerships among Millennial employees is one way to maximize outcomes.  This might take the form of 2 or more employees owning aspects of what once fell under a single role.  While one might argue this would mean duplication of resources, it could be a short term cost while employees come up to speed.  And the potential benefits would be numerous:  leveraging and validating the inherent sense of community of new generations, creating cross-functional skills with broad applicability, yielding additional perspectives and approaches to traditional work outcomes, and accelerating the performance curve for incumbents through Cooperative Learning (Johnson, D. and Johnson R., 1989, 1999).  This well-researched teaching strategy, where students support each other in the absorption and application of new information, has been shown to deliver faster, more efficient learning, and greater retention. Alternately, perhaps short term contracts with exiting retirees, or former retirees, to help facilitate the development of following generations may have merit.  Again, a short term cost, certainly.  However, the gains realized in shortening the learning curve, and strengthening engagement are substantial and lasting. Ultimately, there needs to be creative thinking applied for each organization on how to accelerate the capabilities of our future leaders in unique ways that mesh with current culture. The manner in which performance is evaluated must finally shift as well.  Employees will need to be assessed on how well they have developed key skills and capabilities vs. end-to-end mastery of functional positions they have no interest in keeping for an entire career. As we become more comfortable in placing greater and greater weight on competencies vs. tasks, we will realize increased organizational agility via this new generation of workers, which will be further enhanced by their natural flexibility and appetite for change. Revisiting Succession  For many years, organizations have failed to deliver desired succession planning outcomes.  According to CEB’s 2013 research, only 28% of current leaders were pre-identified in a succession plan. These disappointing results, along with the entrance of the experiential, Millennial employee into the workforce, may just provide the needed impetus for HR to reinvent succession processes.   We have recognized that the best professional development efforts are not always linear, and the time has come to fully adopt this philosophy in regard to succession as well.  Paths to specific organizational roles will not look the same for newer generations who seek out unique learning opportunities, without consideration of a singular career destination.  Rather than charting particular jobs as precursors for key positions, the experiences and skills behind what makes an incumbent successful must become essential in succession mapping.  And the multitude of ways in which those experiences and skills may be acquired must be factored into the process, along with the individual employee’s level of learning agility. While this may seem daunting, it is necessary and long overdue.  We have talked about the criticality of competency-based succession, however, we have not lived up to our own rhetoric.  Many Boomers have experienced the same frustration in our careers; knowing we are capable of shining in a particular role, but being denied the opportunity due to how our career history lined up, on paper, with documented job requirements.  These requirements usually emphasized past jobs/titles and specific tasks, versus capabilities, drive and willingness (let alone determination) to learn new things.  How satisfying would it be for us to leave a legacy where such narrow thinking no longer applies and potential is amplified? Realizing Diversity Another bloom from the seeds we Boomers have tried to plant over the past decades is a completely evolved view of diversity.  Millennial employees assume a diverse workforce, and are startled by anything less.  Their social tolerance, nurtured by wide and diverse networks, is unprecedented.  College graduates expect a similar landscape in the “real world” to what they experienced throughout their lives.  They appreciate and seek out divergent points of view and experiences without needing any persuasion.  The face of our U.S. workforce will likely see dramatic change as Millennials apply their fresh take on hiring and building strong teams, with an inherent sense of inclusion.  This wonderful aspect of the Millennial wave should be celebrated and strongly encouraged, as it is the fulfillment of our own aspirations. Future Perfect The Experiential Employee is operating more as a free agent than a long term player, and their commitment will essentially last as long as meaningful organizational culture and personal/professional opportunities keep their interest.  As Boomers, we have laid the foundation for this new, spirited employment attitude, and we should take pride in knowing that.  Generations to come will challenge organizations to excel in how they identify, manage and nurture talent. Breakneck Speed. Lightning Fast. Perhaps even overwhelming. No matter which set of adjectives we use to describe it, social media’s rise into the enterprise mainstream has been unprecedented. Indeed, the big 4 social media powerhouses (Facebook, Google+, LinkedIn, and Twitter), have nearly 2 Billion users between them. You may be asking (as you should really) “That’s all well and good for the consumer, but for me at my company, what’s your point? Beyond the fact that I can check and post updates, that is.” Good question, kind sir. Impact of Social and Collaboration on Project Management I’ll dovetail this discussion to the project management realm, since that’s what I’m writing about. Speed is a big challenge for project-driven organizations. Anything that can help speed up project delivery - be it a new product introduction effort or a geographical expansion project - fast is a good thing. So where does this whole social thing fit particularly since there are already a host of tools to help with traditional project execution? The fact is companies have seen improvements in their productivity by deploying departmental collaboration and other social-oriented solutions. McKinsey’s survey on social tools shows we have reached critical scale: 72% of respondents report that their companies use at least one and over 40% say they are using social networks and blogs. We don’t hear as much about the impact of social media technologies at the project and project manager level, but that does not mean there is none. Consider the new hire. The type of individual entering the workforce and executing on projects is a generation of worker expecting visually appealing, easy to use and easy to understand technology meshing hand-in-hand with business processes. Consider the project manager. The social era has enhanced the role that the project manager must play. Today’s project manager must be a supreme communicator, an influencer, a sympathizer, a negotiator, and still manage to keep all stakeholders in the loop on project progress. Social tools play a significant role in this effort. Now consider the impact to the project team. The way that a project team functions has changed, with newer, social oriented technologies making the process of information dissemination and team communications much more fluid. It’s clear that a shift is occurring where “social” is intersecting with project management. The Rise of Social Project Management We refer to the melding of project management and social networking as Social Project Management. Social Project Management is based upon the philosophy that the project team is one part of an integrated whole, and that valuable and unique abilities exist within the larger organization. For this reason, Social Project Management systems should be integrated into the collaborative platform(s) of an organization, allowing communication to proceed outside the project boundaries. What makes social project management "social" is an implicit awareness where distributed teams build connected links in ways that were previously restricted to teams that were co-located. Just as critical, Social Project Management embraces the vision of seamless online collaboration within a project team, but also provides for, (and enhances) the use of rigorous project management techniques. Social Project Management acknowledges that projects (particularly large projects) are a social activity - people doing work with people, for other people, with commitments to yet other people. The more people (larger projects), the more interpersonal the interactions, and the more social affects the project. The Epitome of Social - Fusion Project Portfolio Management If I take this one level further to discuss Fusion Project Portfolio Management, the notion of Social Project Management is on full display. With Fusion Project Portfolio Management, project team members have a single place for interaction on projects and access to any other resources working within the Fusion ERP applications. This allows team members the opportunity to be informed with greater participation and provide better information. The application’s the visual appeal, and highly graphical nature makes it easy to navigate information. The project activity stream adds to the intuitive user experience. The goal of productivity is pervasive throughout Fusion Project Portfolio Management. Field research conducted with Oracle customers and partners showed that users needed a way to stay in the context of their core transactions and yet easily access social networking tools. This is manifested in the application so when a user executes a business process, they not only have the transactional application at their fingertips, but also have things like e-mail, SMS, text, instant messaging, chat – all providing a number of different ways to interact with people and/or groups of people, both internal and external to the project and enterprise. But in the end, connecting people is relatively easy. The larger issue is finding a way to serve up relevant, system-generated, actionable information, in real time, which will allow for more streamlined execution on key business processes.   • Profiling Startup Of VS2012 &ndash; SpeedTrace Profiler

    SpeedTrace is a relatively unknown profiler made a company called Ipcas. A single professional license does cost 449€+VAT. For the test I did use SpeedTrace 4.5 which is currently Beta. Although it is cheaper than dotTrace it has by far the most options to influence how profiling does work. First you need to create a tracing project which does configure tracing for one process type. You can start the application directly from the profiler or (much more interesting) it does attach to a specific process when it is started. For this you need to check “Trace the specified …” radio button and enter the process name in the “Process Name of the Trace” edit box. You can even selectively enable tracing for processes with a specific command line. Then you need to activate the trace project by pressing the Activate Project button and you are ready to start VS as usual. If you want to profile the next 10 VS instances that you start you can set the Number of Processes counter to e.g. 10. This is immensely helpful if you are trying to profile only the next 5 started processes. As you can see there are many more tabs which do allow to influence tracing in a much more sophisticated way. SpeedTrace is the only profiler which does not rely entirely on the profiling Api of .NET. Instead it does modify the IL code (instrumentation on the fly) to write tracing information to disc which can later be analyzed. This approach is not only very fast but it does give you unprecedented analysis capabilities. Once the traces are collected they do show up in your workspace where you can open the trace viewer. I do skip the other windows because this view is by far the most useful one. You can sort the methods not only by Wall Clock time but also by CPU consumption and wait time which none of the other products support in their views at the same time. If you want to optimize for CPU consumption sort by CPU time. If you want to find out where most time is spent you need Clock Total time and Clock Waiting. There you can directly see if the method did take long because it did wait on something or it did really execute stuff that did take so long. Once you have found a method you want to drill deeper you can double click on a method to get to the Caller/Callee view which is similar to the JetBrains Method Grid view. But this time you do see much more. In the middle is the clicked method. Above are the methods that call you and below are the methods that you do directly call. Normally you would then start digging deeper to find the end of the chain where the slow method worth optimizing is located. But there is a shortcut. You can press the magic   button to calculate the aggregation of all called methods. This is displayed in the lower left window where you can see each method call and how long it did take. There you can also sort to see if this call stack does only contain methods (e.g. WCF connect calls which you cannot make faster) not worth optimizing. YourKit has a similar feature where it is called Callees List. In the Functions tab you have in the context menu also many other useful analysis options One really outstanding feature is the View Call History Drilldown. When you select this one you get not a sum of all method invocations but a list with the duration of each method call. This is not surprising since SpeedTrace does use tracing to get its timings. There you can get many useful graphs how this method did behave over time. Did it become slower at some point in time or was only the first call slow? The diagrams and the list will tell you that. That is all fine but what should I do when one method call was slow? I want to see from where it was coming from. No problem select the method in the list hit F10 and you get the call stack. This is a life saver if you e.g. search for serialization problems. Today Serializers are used everywhere. You want to find out from where the 5s XmlSerializer.Deserialize call did come from? Hit F10 and you get the call stack which did invoke the 5s Deserialize call. The CPU timeline tab is also useful to find out where long pauses or excessive CPU consumption did happen. Click in the graph to get the Thread Stacks window where you can get a quick overview what all threads were doing at this time. This does look like the Stack Traces feature in YourKit. Only this time you get the last called method first which helps to quickly see what all threads were executing at this moment. YourKit does generate a rather long list which can be hard to go through when you have many threads. The thread list in the middle does not give you call stacks or anything like that but you see which methods were found most often executing code by the profiler which is a good indication for methods consuming most CPU time. This does sound too good to be true? I have not told you the best part yet. The best thing about this profiler is the staff behind it. When I do see a crash or some other odd behavior I send a mail to Ipcas and I do get usually the next day a mail that the problem has been fixed and a download link to the new version. The guys at Ipcas are even so helpful to log in to your machine via a Citrix Client to help you to get started profiling your actual application you want to profile. After a 2h telco I was converted from a hater to a believer of this tool. The fast response time might also have something to do with the fact that they are actively working on 4.5 to get out of the door. But still the support is by far the best I have encountered so far. The only downside is that you should instrument your assemblies including the .NET Framework to get most accurate numbers. You can profile without doing it but then you will see very high JIT times in your process which can severely affect the correctness of the measured timings. If you do not care about exact numbers you can also enable in the main UI in the Data Trace tab logging of method arguments of primitive types. If you need to know what files at which times were opened by your application you can find it out without a debugger. Since SpeedTrace does read huge trace files in its reader you should perhaps use a 64 bit machine to be able to analyze bigger traces as well. The memory consumption of the trace reader is too high for my taste. But they did promise for the next version to come up with something much improved.

For those who haven't started to build organisational capabilities to leverage it, it's fair to say you're late to the party. The good news: better late than never. Research firm eMarketer says the worldwide smartphone audience will total 1.75 billion this year, while communications technology and services provider Ericsson suggests smartphones will triple to 5.6 billion globally by 2019. It should be no surprise, smart phone adoption is reaching the farthest corners of the globe; the subsequent impact of enterprise applications enabled by these devices is driving business performance improvement and will continue to do so. Companies using advanced workforce analytics can add significantly to the bottom line, while impacting customer satisfaction, quality and productivity. It's a statement that makes most business leaders sit forward in their chairs. Achieving these three standards is like sipping The Golden Elixir for the business world. No-one would argue their importance. So what are 'advanced workforce analytics?' Simply, they're unprecedented access to workforce trends and performance markers. Many are made possible by a mobile world and the enterprise applications that come with it on smart devices. Some refer to it as 'the consumerisation of IT'. As this phenomenon has matured and become more widely appreciated it has impacted the spectrum of functional units within an enterprise differently, but powerfully. Whether it's sales, HR, marketing, IT, or operations, all have benefited from a more mobile approach. It has been the catalyst for improvement in, and management of, the employee experience. The net result of which is happier customers. The obvious benefits but the lesser realised impact Most people understand that mobility allows for greater efficiency and productivity, collaboration and flexibility, but how that translates into business outcomes within the various functional groups is lesser known. In actuality mobility has helped galvanise partnerships between cross-functional groups within the enterprise. Where in some quarters it was once feared mobility could fragment a workforce, its rallying cry of support is coming from what you might describe as an unlikely source - HR. As the bedrock of an enterprise, it is conceivable HR might contemplate the possible negative impact of a mobile workforce that no-longer sits in an office, at the same desks every day. After all, who would know what they were doing or saying? How would they collaborate? It's reasonable to see why HR might have a legitimate claim to try and retain as much 'perceived control' as possible. The reality however is mobility has emancipated human capital and its management. Mobility and enterprise applications are expediting decision making. Google calls it Zero Moment of Truth, or ZMOT. It enables smoother operation and can contribute to faster growth. From a collaborative perspective, with the growing use of enterprise social media, which in many cases is being driven by HR, workforce planning and the tangible impact of change is much easier to map. This in turn provides a platform from which individuals and teams can thrive. With more agility and ability to anticipate, staff satisfaction and retention is higher, and real time feedback constant. The management team can save time, energy and costs with more accurate data, which is then intelligently applied across the workforce to truly engage with staff, customers and partners. From a human capital management (HCM) perspective, mobility can help you close the loop on true talent management. It can enhance what managers can offer and what employees can provide in return. It can create nested relationships and powerful partnerships. IT and HR - partners and stewards of mobility One effect of enterprise mobility is an evolution in the nature of the relationship between HR and IT from one of service provision to partnership. The reason for the dynamic shift is largely due to the 'bring your own device' (BYOD) movement, which is transitioning to a 'bring your own application' (BYOA) scenario. As enterprise technology has in some ways reverse-engineered its solutions to help manage this situation, the partnership between IT (the functional owner) and HR (the strategic enabler) is deeply entrenched. And it has to be. The CIO and the HR leader are faced with compliance and regulatory issues and concerns around information security and personal privacy on a daily basis, complicated by global reach and varied domestic legislation. There are tens of thousands of new mobile apps entering the market each month and, unlike many consumer applications which get downloaded but are often never opened again after initial perusal, enterprise applications are being relied upon by functional groups, not least by HR to enhance people management. It requires a systematic approach across all applications in use within the enterprise in order to ensure they're used to best effect. No turning back, and no desire to With real time analytics on performance and the ability for immediate feedback, there is no turning back for managers. In my experience with Oracle, our customers' operational efficiency is at record levels. It's clear as a result of the combination of individual KPIs and organisational goals, CIOs have been able to give HR leaders the ability to build predictive models that feed into an enterprise organisations' evolving strategy. It also helps them ensure regulatory compliance much more easily. Once an arduous task, with mobile enabled automation and quality data, compliance is simpler. Their world has changed for the better. For the CIO, mobility also assists them to optimise performance. While it doesn't come without challenges, mobile-enabled applications and the native experience users have with them means employees don't need high-level technical expertise to train users. It reduces the training and engagement required from the IT team so they can focus on other things that deliver value to the bottom line; all the while lowering the cost of assets and related maintenance work by simplifying processes. Rewards of a mobile enterprise outweigh risks With mobile tools allowing us to increasingly integrate our personal and professional lives, terms like "office hours" are becoming irrelevant, so work/life balance is a cultural must. Enterprises are expected to offer tools that enable workers to access information from anywhere, at any time, from any device. Employees want simplicity and convenience but it doesn't stop at private enterprise. This is a societal shift. Governments, which traditionally have been known to be slower to adopt newer technology, are also offering support for local businesses to go mobile. Several state government websites have advice on how to create mobile apps and more. And as recently as last week the Victorian Minister for Technology Gordon Rich-Phillips unveiled his State government's ICT roadmap for the next two years, which details an increased use of the public cloud, as well as mobile communications, and improved access to online data-sets. Tech giants are investing significantly in solutions designed to simplify mobile deployment and enablement. The mobility trend is creating a wave of change in the industry and driving transformation in the enterprise. If you're not on that wave, the business risk continues to rise as your competitiveness drops.   • Windows 8 Will be Here Tomorrow; but Should Silverlight be Gone Today?

    The software industry lives within an interesting paradox. IT in the enterprise moves slowly and cautiously, upgrading only when safe and necessary.  IT interests intentionally live in the past.  On the other hand, developers, and Independent Software Vendors (ISVs) not only want to use the latest and greatest technologies, but this constituency prides itself on gauging tech’s future, and basing its present-day strategy upon it.  Normally, we as an industry manage this paradox with a shrug of the shoulder and musings along the lines of “it takes all kinds.”  Different subcultures have different tendencies.  So be it. Microsoft, with its Windows operating system (OS), can’t take such a laissez-faire view of the world though.  Redmond relies on IT to deploy Windows and (at the very least) influence its procurement, but it also relies on developers to build software for Windows, especially software that has a dependency on features in new versions of the OS.  It must indulge and nourish developers’ fetish for an early birthing of the next generation of software, even as it acknowledges the IT reality that the next wave will arrive on-schedule in Redmond and will travel very slowly to end users. With the move to Windows 8, and the corresponding shift in application development models, this paradox is certainly in place. On the one hand, the next version of Windows is widely expected sometime in 2012, and its full-scale deployment will likely push into 2014 or even later.  Meanwhile, there’s a technology that runs on today’s Windows 7, will continue to run in the desktop mode of Windows 8 (the next version’s codename), and provides absolutely the best architectural bridge to the Windows 8 Metro-style application development stack.  That technology is Silverlight.  And given what we now know about Windows 8, one might think, as I do, that Microsoft ecosystem developers should be flocking to it. But because developers are trying to get a jump on the future, and since many of them believe the impending v5.0 release of Silverlight will be the technology’s last, not everyone is flocking to it; in fact some are fleeing from it.  Is this sensible?  Is it not unprecedented?  What options does it lead to?  What’s the right way to think about the situation? Is v5.0 really the last major version of the technology called Silverlight?  We don’t know.  But Scott Guthrie, the “father” and champion of the technology, left the Developer Division of Microsoft months ago to work on the Windows Azure team, and he took his people with him.  John Papa, who was a very influential Redmond-based evangelist for Silverlight (and is a Visual Studio Magazine author), left Microsoft completely.  About a year ago, when initial suspicion of Silverlight’s demise reached significant magnitude, Papa interviewed Guthrie on video and their discussion served to dispel developers’ fears; but now they’ve moved on. So read into that what you will and let’s suppose, for the sake of argument, speculation that Silverlight’s days of major revision and iteration are over now is correct.  Let’s assume the shine and glimmer has dimmed.  Let’s assume that any Silverlight application written today, and that therefore any investment of financial and human resources made in Silverlight development today, is destined for rework and extra investment in a few years, if the application’s platform needs to stay current. Is this really so different from any technology investment we make?  Every framework, language, runtime and operating system is subject to change, to improvement, to flux and, yes, to obsolescence.  What differs from project to project, is how near-term that obsolescence is and how disruptive the change will be.  The shift from .NET 1.1. to 2.0 was incremental.  Some of the further changes were too.  But the switch from Windows Forms to WPF was major, and the change from ASP.NET Web Services (asmx) to Windows Communication Foundation (WCF) was downright fundamental. Meanwhile, the transition to the .NET development model for Windows 8 Metro-style applications is actually quite gentle.  The finer points of this subject are covered nicely in Magenic’s excellent white paper “Assessing the Windows 8 Development Platform.” As the authors of that paper (including Rocky Lhotka)  point out, Silverlight code won’t just “port” to Windows 8.  And, no, Silverlight user interfaces won’t either; Metro always supports XAML, but that relationship is not commutative.  But the concepts, the syntax, the architecture and developers’ skills map from Silverlight to Windows 8 Metro and the Windows Runtime (WinRT) very nicely.  That’s not a coincidence.  It’s not an accident.  This is a protected transition.  It’s not a slap in the face. There are few things that are unnerving about this transition, which make it seem markedly different from others: The assumed end of the road for Silverlight is something many think they can see.  Instead of being ignorant of the technology’s expiration date, we believe we know it.  If ignorance is bliss, it would seem our situation lacks it. The new technology involving WinRT and Metro involves a name change from Silverlight. .NET, which underlies both Silverlight and the XAML approach to WinRT development, has just about reached 10 years of age.  That’s equivalent to 80 in human years, or so many fear. My take is that the combination of these three factors has contributed to what for many is a psychologically compelling case that Silverlight should be abandoned today and HTML 5 (the agnostic kind, not the Windows RT variety) should be embraced in its stead.  I understand the logic behind that.  I appreciate the preemptive, proactive, vigilant conscientiousness involved in its calculus.  But for a great many scenarios, I don’t agree with it.  HTML 5 clients, no matter how impressive their interactivity and the emulation of native application interfaces they present may be, are still second-class clients.  They are getting better, especially when hardware acceleration and fast processors are involved.  But they still lag.  They still feel like they’re emulating something, like they’re prototypes, like they’re not comfortable in their own skins.  They are based on compromise, and they feel compromised too. HTML 5/JavaScript development tools are getting better, and will get better still, but they are not as productive as tools for other environments, like Flash, like Silverlight or even more primitive tooling for iOS or Android.  HTML’s roots as a document markup language, rather than an application interface, create a disconnect that impedes productivity.  I do not necessarily think that problem is insurmountable, but it’s here today. If you’re building line-of-business applications, you need a first-class client and you need productivity.  Lack of productivity increases your costs and worsens your backlog.  A second class client will erode user satisfaction, which is never good.  Worse yet, this erosion will be inconspicuous, rather than easily identified and diagnosed, because the inferiority of an HTML 5 client over a native one is hard to identify and, notably, doing so at this juncture in the industry is unpopular.  Why would you fault a technology that everyone believes is revolutionary?  Instead, user disenchantment will remain latent and yet will add to the malaise caused by slower development. If you’re an ISV and you’re coveting the reach of running multi-platform, it’s a different story.  You’ve likely wanted to move to HTML 5 already, and the uncertainty around Silverlight may be the only remaining momentum or pretext you need to make the shift.  You’re deploying many more copies of your application than a line-of-business developer is anyway; this makes the economic hit from lower productivity less impactful, and the wider potential installed base might even make it profitable. But no matter who you are, it’s important to take stock of the situation and do it accurately.  Continued, but merely incremental changes in a development model lead to conservatism and general lack of innovation in the underlying platform.  Periods of stability and equilibrium are necessary, but permanence in that equilibrium leads to loss of platform relevance, market share and utility.  Arguably, that’s already happened to Windows.  The change Windows 8 brings is necessary and overdue.  The marked changes in using .NET if we’re to build applications for the new OS are inevitable.  We will ultimately benefit from the change, and what we can reasonably hope for in the interim is a migration path for our code and skills that is navigable, logical and conceptually comfortable. That path takes us to a place called WinRT, rather than a place called Silverlight.  But considering everything that is changing for the good, the number of disruptive changes is impressively minimal.  The name may be changing, and there may even be some significance to that in terms of Microsoft’s internal management of products and technologies.  But as the consumer, you should care about the ingredients, not the name.  Turkish coffee and Greek coffee are much the same. Although you’ll find plenty of interested parties who will find the names significant, drinkers of the beverage should enjoy either one.  It’s all coffee, it’s all sweet, and you can tell your fortune from the grounds that are left at the end.  Back on the software side, it’s all XAML, and C# or VB .NET, and you can make your fortune from the product that comes out at the end.  Coffee drinkers wouldn’t switch to tea.  Why should XAML developers switch to HTML?

This blog provides an overview of the new and enhanced features in the Database Lifecycle Management area. I will deep dive into specific features more in depth in subsequent posts. Pluggable databases offer unprecedented consolidation at database level and native lifecycle verbs for creating, plugging and unplugging the databases on a container database (CDB). Enterprise Manager can supplement the capabilities of pluggable databases by offering workflows for migrating, provisioning and cloning them using the software library and the deployment procedures. For example, Enterprise Manager can migrate an existing database to a PDB or clone a PDB by storing a versioned copy in the software library. One can also manage the planned downtime related to patching by  migrating the PDBs to a new CDB. While pluggable databases offer these exciting features, it can also pose configuration management and compliance challenges if not managed properly. Enterprise Manager features like inventory management, topology associations and configuration search can mitigate the sprawl of PDBs and also lock them to predefined golden standards using configuration comparison and compliance rules. Management of Long Running datacenter processes - Change Activity Planner (CAP) Currently, customers resort to cumbersome methods to create, execute, track and monitor change activities within their data center. Some customers use traditional tools such as spreadsheets, project planners and in-house custom built solutions. Customers often have weekly sync up meetings across stake holders to collect status and updates. Some of the change activities, for example the quarterly patch set update (PSU) patch rollouts are not single tasks but processes with multiple tasks. Some of those tasks are performed within Enterprise Manager Cloud Control (for example Patch) and some are performed outside of Enterprise Manager Cloud Control. These tasks often run for a longer period of time and involve multiple people or teams. Enterprise Manger Cloud Control supports core data center operations such as configuration management, compliance management, and automation. Enterprise Manager Cloud Control release 12.1.0.3 leverages these capabilities and introduces the Change Activity Planner (CAP). CAP provides the ability to plan, execute, and track change activities in real time. It covers the typical datacenter activities that are spread over a long period of time, across multiple people and multiple targets (even target types). Here are some examples of Change Activity Process in a datacenter: · Patching large environments (PSU/CPU Patching cycles) · Upgrading large number of database environments · Rolling out Compliance Rules · Database Consolidation to Exadata environments CAP provides user flows for Compliance Officers/Managers (incl. lead administrators) and Operators (DBAs and admins). Managers can create change activity plans for various projects, allocate resources, targets, and groups affected. Upon activation of the plan, tasks are created and automatically assigned to individual administrators based on target ownership. Administrators (DBAs) can identify their tasks and understand the context, schedules, and priorities. They can complete tasks using Enterprise Manager Cloud Control automation features such as patch plans (or in some cases outside Enterprise Manager). Upon completion, compliance is evaluated for validations and updates the status of the tasks and the plans. Learn More about CAP ...  Improved Configuration & Compliance Management of a large number of systems Improved Configuration Comparison:  Get to the configuration comparison results faster for simple ad-hoc comparisons. When performing a 1 to 1 comparison, Enterprise Manager will perform the comparison immediately and take the user directly to the results without having to wait for a job to be submitted and executed. Flattened system comparisons reduce comparison setup time and reduce complexity. In addition to the previously existing topological comparison, users now have an option to compare using a “flattened” methodology. Flattening means to remove duplicate target instances within the systems and remove the hierarchy of member targets. The result are much easier to spot differences particularly for specific use cases like comparing patch levels between complex systems like RAC and Fusion Apps. Improved Configuration Search & Advanced EMCLI Script option for Mass Automation Enterprise manager 12c introduces a new framework level capability to be able to script and stitch together multiple tasks using EMCLI. This powerful capability can be leveraged for lifecycle operations, especially when executing a task over a large number of targets. Specific usages of this include, retrieving a qualified list of targets using Configuration Search and then using the resultset for automation. Another example would be executing a patching operation and then re-executing on targets where it may have failed. This is complemented by other enhancements, such as a better usability for designing reusable configuration searches. IN EM 12c Rel 3, a simplified UI makes building adhoc searches even easier. Searching for missing patches is a common use of configuration search. This required the use of the advanced options which are now clearly defined and easy to use. Perform “Configuration Search” using the EMCLI. Users can find and execute Configuration Searches from the EMCLI which can be extremely useful for building sophisticated automation scripts. For an example, Run the Search named “Oracle Databases on Exadata” which finds all Database targets running on top of Exadata. Further filter the results by refining by options like name, host, etc.. emcli get_targets -config_search="Databases on Exadata" –target_name="exa%“ Use this in powerful mass automation operations using the new emcli script option. For example, to solve the use case of – Finding all DBs running on Exadata and housing E-Biz and Patch them. Create a Python script with emcli functions and invoke it in the new EMCLI script option shell. Invoke the script in the new EMCLI with script option directly: $<path to emcli>/emcli @myPSU_Patch.py Richer compliance content:  Now over 50 Oracle Provided Compliance Standards including new standards for Pluggable Database, Fusion Applications, Oracle Identity Manager, Oracle VM and Internet Directory. 9 Oracle provided Real Time Monitoring Standards containing over 900 Compliance Rules across 500 Facets. These new Real time Compliance Standards covers both Exadata Compute nodes and Linux servers. The result is increased Oracle software coverage and faster time to compliance monitoring on Exadata. Enhancements to Patch Management: Overhauled "OFFLINE" Patching experience: Simplified Patch uploads UI to improve the offline experience of patching. There is now a single step process to get the patches into software library. Customers often maintain local repositories of patches, sometimes called software depots, where they host the patches downloaded from My Oracle Support. In the past, you had to move these patches to your desktop then upload them to the Enterprise Manager's Software library through the Enterprise Manager Cloud Control user interface. You can now use the following EMCLI command to upload multiple patches directly from a remote location within the data center: $emcli upload_patches -location <Path to Patch directory> -from_host <HOSTNAME> The upload process filters all of the new patches, automatically selects the relevant metadata files from the location, and uploads the patches to software library. Other Improvements:  Patch rollback for single instance databases, new option in the Patch Plan to rollback the patches added to the patch plans. Upon execution, the procedure would rollback the patch and the SQL applied to the single instance Databases. Improved and faster configuration collection of Oracle Home targets can enable more reliable automation at higher level functions like Provisioning, Patching or Database as a Service. The following code converts the UIImage supplied as an argument of the blur function into a CGImageRef, and then stores the RGBA values in a standard C char array.
