  • Why We Should Learn to Stop Worrying and Love Millennials

    By Christine Mellon Much is said and written about the new generations of employees entering our workforce, as though they are a strange specimen, a mysterious life form to be “figured out,” accommodated and engaged – at a safe distance, of course.  At its worst, this talk takes a critical and disapproving tone, with baby boomer employees adamantly refusing to validate this new breed of worker, let alone determine how to help them succeed and achieve their potential.   The irony of our baby-boomer resentments and suspicions is that they belie the fact that we created the very vision that younger employees are striving to achieve.  From our frustrations with empty careers that did not fulfill us, from our opposition to “the man,” from our sharp memories of our parents’ toiling for 30 years just for the right to retire, from the simple desire not to live our lives in a state of invisibility, came the seeds of hope for something better. One characteristic of Millennial workers that grew from these seeds is the desire to experience as much as possible.  They are the “Experiential Employee”, with a passion for growing in diverse ways and expanding personal and professional horizons.  Rather than rooting themselves in a single company for a career, or even in a single career path, these employees are committed to building a broad portfolio of experiences and capabilities that will enable them to make a difference and to leave a mark of significance in the world.  How much richer is the organization that nurtures and leverages this inclination?  Our curmudgeonly ways must be surrendered and our focus redirected toward building the next generation of talent ecosystems, if we are to optimize what future generations have to offer.   Accelerating Professional Development In spite of our Boomer grumblings about Millennials’ “unrealistic” expectations, the truth is that we have a well-matched set of circumstances.  We have executives-in-waiting who want to learn quickly and a concurrent, urgent need to ramp up their development time, based on anticipated high levels of retirement in the next 10+ years.  Since we need to rapidly skill up these heirs to the corporate kingdom, isn’t it a fortunate coincidence that they are hungry to learn, develop and move fluidly throughout our organizations??  So our challenge now is to efficiently operationalize the wisdom we have acquired about effective learning and development.   We have already evolved from classroom-based models to diverse instructional methods.  The next step is to find the best approaches to help younger employees learn quickly and apply new learnings in an impactful way.   Creating temporary or even permanent functional partnerships among Millennial employees is one way to maximize outcomes.  This might take the form of 2 or more employees owning aspects of what once fell under a single role.  While one might argue this would mean duplication of resources, it could be a short term cost while employees come up to speed.  And the potential benefits would be numerous:  leveraging and validating the inherent sense of community of new generations, creating cross-functional skills with broad applicability, yielding additional perspectives and approaches to traditional work outcomes, and accelerating the performance curve for incumbents through Cooperative Learning (Johnson, D. and Johnson R., 1989, 1999).  This well-researched teaching strategy, where students support each other in the absorption and application of new information, has been shown to deliver faster, more efficient learning, and greater retention. Alternately, perhaps short term contracts with exiting retirees, or former retirees, to help facilitate the development of following generations may have merit.  Again, a short term cost, certainly.  However, the gains realized in shortening the learning curve, and strengthening engagement are substantial and lasting. Ultimately, there needs to be creative thinking applied for each organization on how to accelerate the capabilities of our future leaders in unique ways that mesh with current culture. The manner in which performance is evaluated must finally shift as well.  Employees will need to be assessed on how well they have developed key skills and capabilities vs. end-to-end mastery of functional positions they have no interest in keeping for an entire career. As we become more comfortable in placing greater and greater weight on competencies vs. tasks, we will realize increased organizational agility via this new generation of workers, which will be further enhanced by their natural flexibility and appetite for change. Revisiting Succession  For many years, organizations have failed to deliver desired succession planning outcomes.  According to CEB’s 2013 research, only 28% of current leaders were pre-identified in a succession plan. These disappointing results, along with the entrance of the experiential, Millennial employee into the workforce, may just provide the needed impetus for HR to reinvent succession processes.   We have recognized that the best professional development efforts are not always linear, and the time has come to fully adopt this philosophy in regard to succession as well.  Paths to specific organizational roles will not look the same for newer generations who seek out unique learning opportunities, without consideration of a singular career destination.  Rather than charting particular jobs as precursors for key positions, the experiences and skills behind what makes an incumbent successful must become essential in succession mapping.  And the multitude of ways in which those experiences and skills may be acquired must be factored into the process, along with the individual employee’s level of learning agility. While this may seem daunting, it is necessary and long overdue.  We have talked about the criticality of competency-based succession, however, we have not lived up to our own rhetoric.  Many Boomers have experienced the same frustration in our careers; knowing we are capable of shining in a particular role, but being denied the opportunity due to how our career history lined up, on paper, with documented job requirements.  These requirements usually emphasized past jobs/titles and specific tasks, versus capabilities, drive and willingness (let alone determination) to learn new things.  How satisfying would it be for us to leave a legacy where such narrow thinking no longer applies and potential is amplified? Realizing Diversity Another bloom from the seeds we Boomers have tried to plant over the past decades is a completely evolved view of diversity.  Millennial employees assume a diverse workforce, and are startled by anything less.  Their social tolerance, nurtured by wide and diverse networks, is unprecedented.  College graduates expect a similar landscape in the “real world” to what they experienced throughout their lives.  They appreciate and seek out divergent points of view and experiences without needing any persuasion.  The face of our U.S. workforce will likely see dramatic change as Millennials apply their fresh take on hiring and building strong teams, with an inherent sense of inclusion.  This wonderful aspect of the Millennial wave should be celebrated and strongly encouraged, as it is the fulfillment of our own aspirations. Future Perfect The Experiential Employee is operating more as a free agent than a long term player, and their commitment will essentially last as long as meaningful organizational culture and personal/professional opportunities keep their interest.  As Boomers, we have laid the foundation for this new, spirited employment attitude, and we should take pride in knowing that.  Generations to come will challenge organizations to excel in how they identify, manage and nurture talent. Let’s support and revel in the future that we’ve helped invent, rather than lament what we think has been lost.  After all, the future is always connected to the past.  And as so eloquently phrased by Antoine Lavoisier, French nobleman, chemist and politico:  “Nothing is Lost, Nothing is Created, and Everything is Transformed.” Christine has over 25 years of diverse HR experience.  She has held HR consulting and corporate roles, including CHRO positions for Echostar in Denver, a 6,000+ employee global engineering firm, and Aepona, a startup software firm, successfully acquired by Intel.   • How relevant are Brainbench scores when evaluating candidates?

    I've seen many companies using certification services such as Brainbench when evaluating candidates. Most times they use it as a secondary screen prior to interview or as a validation to choose between candidates. What is your experience with Brainbench scores? Did you try the tests yourself, and if so do you feel the score is meaningful enough to be used as part of a hiring process? Difficult choice. Consensus seems to be that BB cert are not very good as a certification. The biggest argument was around the fact that some of the questions are too precise to form a good evaluation. this view can probably be tempered somewhat but still, to hold someone's future solely on the results of this evaluation would be irresponsible. That said, I still think it is possible to use them properly to gain additional objective knowledge on a candidate's level of expertise provided the test is done in a controlled environment ensuring that all taking it stand on equal footing. Thus I went with the answer that best reflected this view keeping in mind that it is still just an hour long 50ish multiple choice question to evaluate skills and knowledge that take years to acquire. To be taken with a grain of salt ! In short, The tests have value but weather or not they are worth the money is another debate. Thanks all for your time.

Jake Sabulsky started off by explaining that you should be concentrating on the core functionality of your app and letting the framework take care of the features that users require these days.  This is implemented be leveraging contracts.  When Windows 8 was released it included the File, Share and Pickers contracts.  With the release of Windows 8.1 they have added the Contacts and Calendar contracts. There have been a number of improvements to the original contracts. The File URI contract will now automatically detect the size that a new windows should be opened and will also allow you to programmatically influence new window size.  The Share contract has been enhanced by allowing apps to always share screenshots and links to the app in the store.   • GParted in UBUNTU shows entire disk as UNALLOCATED SPACE

    Good day to everyone. I hope someone can help me with my problem. I have a dual boot Windows and Ubuntu system. I recently encountered an hd0 out of disk error and wasn't able to boot Ubuntu. So I booted into Windows, after 2 to 3 times of booting and rebooting Windows, I tried booting Ubuntu but still I get the hd0 out of disk error. I decided to run Ubuntu from LIVEUSB to try to fix my Ubuntu partition using GParted, but when I run GParted, it shows my entire disk as UNALLOCATED SPACE! The strange thing is that Nautilus still shows and mounts my partitions. Also every time I boot into Windows , my partitions exists and I am able to read and write to them. I have no idea what is wrong. Please help! I can't stand using Windows since most of the tools I use are in Ubuntu. I don't mind reinstalling Ubuntu. In fact I already tried reinstalling using the LIVEUSB but I wasn't able to, since GParted or the Ubuntu installer itself does not recognized my partitions and shows the entire disk as unallocated space. I am currently running Ubuntu from LIVEUSB.     Once again, I find myself back in Seoul – ASEM Tower, 16th Floor in a mobile room. I’m busy preparing for the interview process that is about to take place for Oracle Korea’s GIP 7th (Graduate Intake Program): scheduling the first round interviews, organizing interview guidelines, educating interviewers on the process and framework and  getting all the logistics ready for the 1st round interview. Seoul or Korea rather is a fascinating place. Highly efficient, the utmost respect for seniors and results orientated. When students come in for an interview at first it was hard to tell them apart – there seems to be accepted interview attire that must be worn when attending an interview. Males and Females, all dress in black suits, with white shirts underneath – with males to wear simple and dark colored ties. During the interview, they would all sit very upright, all would bow when entering the room, place their hands on the laps and very often they would hold minimal eye contact. They would project their voice loud to portray confidence, they would talk in the Korean formal dialect at all times and will treat every question, every moment with extreme clarity and the utmost professionalism. When the interview concludes, they will all stand hands by their sides, bow 90 degrees and thank all the interviewers for their precious time and opportunity. As soon as they leave the interview room, I could hear all their sighs of relief and commended each other on their efforts. More and more I learn about the Korean culture it inspires me. Their patriotism, their respect for each, their values, their appreciation, their motivation, their desires and passion – it truly was an experience for me (even as a recruiter) and can’t help but feel truly impressed and motivated to live for every moment.   • Should a programmer "think" for the client?

    I have gotten to the point where I hate requirements gathering. Customer's are too vague for their own good. In an agile environment, where we can show the client a piece of work to completion it's not too bad as we can make small regular corrections/updates to functionality. In a "waterfall" type in environment (requirements first, nearly complete product next) things can get ugly. This kind of environment has led me to constantly question requirements. E.G. Customer wants "automatically convert input to the number 1" (referring to a Qty in an order). But what they don't think about is that "input" could be a simple type-o. An "x" in a textbox could be a "woops" not I want 1 of those "toothpaste" products. But, there's so much in the air with requirements that I could stand and correct for hours on end smashing out what they want. This just isn't healthy. Working for a corporation, I could try to adjust the culture to fit the agile model that would help us (no small job, above my pay grade). Or, sweep ugly details under the rug and hope for the best. Maybe my customer is trying to get too close to the code? How does one handle the problem of "thinking for the client" without pissing them off with too many questions?

  • Office design and layout for agile development

    (moved from stackoverflow) I have found lot of discussions here on about which keyboard, desk, light or colored background is best - but I can't find one addressing the layout of the whole office. We are a company with about 20 employees moving to a new place, something larger. There are two main development practices going on here with regular combination, the back end people often needing to work with the mobile people to arrange web services. There are about twice as many back end people as mobile people. About half of the back end developers are working on-site at any time and while they are almost never all in the office at once at least 5-10 spaces need to be provided - so most of the time the two groups are about equal. We have the chance to arrange desks, partitions and possibly even walls to make the space good. There won't be cash for dot-com frills like catering or massages but now's the time to be planning to avoid ending up with a bunch of desks in a long line. Joel on Software's Bionic Office is an article I've remembered from way back and it has some good ideas but I* (and more importantly the company's owners) are not completely sold on the privacy idea in an environment where we are supposed to be collaborating. This is another great link - The Ultimate Software Development Office Layout - I hadn't even remembered enclosed meeting rooms until reading this. Does the private office stand in the way of agile development? Is the scrum enough forced contact and if you need to bug someone you should need to get up and knock on their door? What design layouts can you point to and why would you recommend them? *I'm not against closed offices at all but would be happy if some other solution can do just as well. If it can't... well, that's what this question is all about.

  • Help Creating a Google Analytics Funnel for Check out process

    have a funnel question. I am currently working on tracking (through GA) guest and logged in member activity once they get to my sites shopping cart. But need help with setting up funnels. Specifically to see; Total sales Logged in member total sales List item Guest member sales The urls associated to the check out proces are: Logged in members /cart (arriving to checkout) /checkout (checking out as a logged in member) /checkout/confirmation (thank you - confirmed sale) Guest members - /cart (arriving to checkout) - /checkout-guest (checking out as a guest) - /checkout/confirmation (thanks you - confirmed sale) I've tested the funnels set up for the above with 9 transactions. But the end maths doesn't seem to line up. Total sales funnel shows 9 completed transactions when only tracking these to urls: - /cart - /checkout/confirmation Which is great - cause it's working Logged in member sales show a total of 9 completed transactions based on each step of the logged in url steps (above) being tracked in a funnel. Not good because this number should be 3. Guest check out funnel (see guest steps above) shows 9 as well. What the?!?!?!? The results I am looking for should reflect the following - total sales = 9, logged in members = 3, guest members = 6 Is there any way to set these urls up so that the funnels report the correct results - or do I need to changed the urls and provide logged in members and guest stand alone purchase confirmation pages (this would mean I can not track total sales which combine results from both streams)? Any knowledge in this area is welcome. Thanks.

  • Bright Minds in Singapore: Oracle Graduate Hiring

     Last week I was in Singapore and had the opportunity to take part in our graduate interviewing that we are currently undertaking as part of our ASEAN hiring. I always feel fortunate to get the chance to meet and talk with students in the APAC region and taking time to meet some of the students we interviewed in Singapore last week is no exception. The excitement and enthusiasm of many of the students that I spoke to last week really stands out but what really brought some of them to the forefront for me was their creative ways of thinking and the level of professionalism that I saw in the students. Some of the presentation and communication skills that I saw displayed would rival experienced IT Consultants in the industry.  We still have more interviews to follow up from last week, but I am confident that of the students we had the chance to meet last week some of them will go on to have bright and successful careers here at Oracle.  To all the students that came in and spent the day with us, I want to thank you for giving us your time and for sharing your thoughts and ideas with us. From a business perspective I think you all will go on and do great things and from a personal stand point I enjoyed many of the conversations I had and feel lucky to meet with you. Best of luck with the remainder of your interviews and I hope to see some of you in the halls on my next visit to Singapore.

  • Windows Azure – Write, Run or Use Software

    Windows Azure is a platform that has you covered, whether you need to write software, run software that is already written, or Install and use “canned” software whether you or someone else wrote it. Like any platform, it’s a set of tools you can use where it makes sense to solve a problem. The primary location for Windows Azure information is located at http://windowsazure.com. You can find everything there from the development kits for writing software to pricing, licensing and tutorials on all of that. I have a few links here for learning to use Windows Azure – although it’s best if you focus not on the tools, but what you want to solve. I’ve got it broken down here into various sections, so you can quickly locate things you want to know. I’ll include resources here from Microsoft and elsewhere – I use these same resources in the Architectural Design Sessions (ADS) I do with my clients worldwide. Write Software Also called “Platform as a Service” (PaaS), Windows Azure has lots of components you can use together or separately that allow you to write software in .NET or various Open Source languages to work completely online, or in partnership with code you have on-premises or both – even if you’re using other cloud providers. Keep in mind that all of the features you see here can be used together, or independently. For instance, you might only use a Web Site, or use Storage, but you can use both together. You can access all of these components through standard REST API calls, or using our Software Development Kit’s API’s, which are a lot easier. In any case, you simply use Visual Studio, Eclipse, Cloud9 IDE, or even a text editor to write your code from a Mac, PC or Linux.  Components you can use: Azure Web Sites: Windows Azure Web Sites allow you to quickly write an deploy websites, without setting a Virtual Machine, installing a web server or configuring complex settings. They work alone, with other Windows Azure Web Sites, or with other parts of Windows Azure. Web and Worker Roles: Windows Azure Web Roles give you a full stateless computing instance with Internet Information Services (IIS) installed and configured. Windows Azure Worker Roles give you a full stateless computing instance without Information Services (IIS) installed, often used in a "Services" mode. Scale-out is achieved either manually or programmatically under your control. Storage: Windows Azure Storage types include Blobs to store raw binary data, Tables to use key/value pair data (like NoSQL data structures), Queues that allow interaction between stateless roles, and a relational SQL Server database. Other Services: Windows Azure has many other services such as a security mechanism, a Cache (memcacheD compliant), a Service Bus, a Traffic Manager and more. Once again, these features can be used with a Windows Azure project, or alone based on your needs. Various Languages: Windows Azure supports the .NET stack of languages, as well as many Open-Source languages like Java, Python, PHP, Ruby, NodeJS, C++ and more.   Use Software Also called “Software as a Service” (SaaS) this often means consumer or business-level software like Hotmail or Office 365. In other words, you simply log on, use the software, and log off – there’s nothing to install, and little to even configure. For the Information Technology professional, however, It’s not quite the same. We want software that provides services, but in a platform. That means we want things like Hadoop or other software we don’t want to have to install and configure.  Components you can use: Kits: Various software “kits” or packages are supported with just a few clicks, such as Umbraco, Wordpress, and others. Windows Azure Media Services: Windows Azure Media Services is a suite of services that allows you to upload media for encoding, processing and even streaming – or even one or more of those functions. We can add DRM and even commercials to your media if you like. Windows Azure Media Services is used to stream large events all the way down to small training videos. High Performance Computing and “Big Data”: Windows Azure allows you to scale to huge workloads using a few clicks to deploy Hadoop Clusters or the High Performance Computing (HPC) nodes, accepting HPC Jobs, Pig and Hive Jobs, and even interfacing with Microsoft Excel. Windows Azure Marketplace: Windows Azure Marketplace offers data and programs you can quickly implement and use – some free, some for-fee.   Run Software Also known as “Infrastructure as a Service” (IaaS), this offering allows you to build or simply choose a Virtual Machine to run server-based software.  Components you can use: Persistent Virtual Machines: You can choose to install Windows Server, Windows Server with Active Directory, with SQL Server, or even SharePoint from a pre-configured gallery. You can configure your own server images with standard Hyper-V technology and load them yourselves – and even bring them back when you’re done. As a new offering, we also even allow you to select various distributions of Linux – a first for Microsoft. Windows Azure Connect: You can connect your on-premises networks to Windows Azure Instances. Storage: Windows Azure Storage can be used as a remote backup, a hybrid storage location and more using software or even hardware appliances.   Decision Matrix With all of these options, you can use Windows Azure to solve just about any computing problem. It’s often hard to know when to use something on-premises, in the cloud, and what kind of service to use. I’ve used a decision matrix in the last couple of years to take a particular problem and choose the proper technology to solve it. It’s all about options – there is no “silver bullet”, whether that’s Windows Azure or any other set of functions. I take the problem, decide which particular component I want to own and control – and choose the column that has that box darkened. For instance, if I have to control the wiring for a solution (a requirement in some military and government installations), that means the “Networking” component needs to be dark, and so I select the “On Premises” column for that particular solution. If I just need the solution provided and I want no control at all, I can look as “Software as a Service” solutions. Security, Pricing, and Other Info  Security: Security is one of the first questions you should ask in any distributed computing environment. We have certification info, coding guidelines and more, even a general “Request for Information” RFI Response already created for you.   Pricing: Are there licenses? How much does this cost?   • What is the best type of c# timer to use with an Unity game that uses many timers simultaneously?

    I am developing a stand-alone 3d game in Unity that will have anywhere from 1 to 200 timers running simultaneously. For this game timer durations will range from 5 minutes to 4 days. There will not be any countdown displays or any UI for the timers. An object will be selected, a menu choice will then be selected, and the timer will start. Several events will occur at different intervals during the duration of the timer. The events will be confined to changing the material of the selected object, and calling a 1 second sound effect like a chime or a bell. If the user wants to save or end the game before all the timers are done, the start of the still running timers is to be saved to an XML file such that when the game is started again, any still running timers will have a calculation done to see if the timer is then done, where the game will change the materials appropriately. I am still trying to figure out what type of timer to use, and see also if there are any suggestions for saving and calculating times over several days. What class(es) of timers should I use? Are there any special issues I should look out for in terms of performance?

  • Working with fubar/refuctored code

    I'm working with some code which was written by a contractor who left a year ago leaving a number of projects with buggy, disgustingly bad code. This is what I call cowboy PHP, say no more. Ideally I'd like to leave the project as is and never touch it again. Things break, requirements change and it needs to be maintained. Part A needs to be changed. There is a bug I cannot reproduce. Part A is connect to parts B D and E. This kind of work gives me a headache and makes me die a little inside. It kills my motivation and productivity. To be honest I'd say it's affecting my mental health. Perhaps being at the start of my career I'm being naive to think production code should be reasonably clean. I would like to hear from anyone else who has been in this situation before. What did you do to get out of it? I'm thinking long term I might have to find another job. Edit I've moved on from this company now, to a place where idiots are not employed. The code isn't perfect but it's at least manageable and peer reviewed. There are a lot of people in the comments below telling me that software is messy like this. Sure I don't agree with the way some programmers do things but this code was seriously mangled. The guy who wrote it tried to reinvent every wheel he could, and badly. He stopped getting work from us because of his bad code that nobody on the team could stand. If it were easy to refactor I would have. Eventually after many 'just do this small 10minute change' situations had ballooned into hours of lost time (regardless of who on the team was doing the work) my boss finally caved in it was rewritten.

    I recently bought the wonderfully looking and reviewed Amnesia The Dark Descent and I'm trying to install it. The first time I tried to download it, I had to stop in the middle of the download (may have broken something).   • High Power Consumption and Wakeups on my Asus X54H with 12.04

    So I've been using powertop to try and reduce the power consumption on my laptop as I only seem to get about 3 hours of battery. From reading other threads on here it seems my power consumption and wakeups are strangely high, here's a summary: The battery reports a discharge rate of 10.2 W Summary: 651.8 wakeups/second, 0.0 GPU ops/second and 0.0 VFS ops/sec The things which stand out as odd: 1.31 W 4.0 ms/s 166.7 Interrupt PS/2 Touchpad / Keyboard / Mouse So more than 10% of my battery is being consumed by my touchpad/keyboard? That doesn't seem right. 548 mW 34.3 ms/s 45.9 Process compiz 5% from Compiz. Is this correct? 376 mW 1.8 ms/s 47.5 Interrupt [51] i915 298 mW 1.4 ms/s 37.7 Timer tick_sched_timer Another few percent from these things- not quite sure what they are. For reference I've installed Laptop Mode Tools, Jupiter (on power save), the CPU governor is definitely on powersave and brightness is on minimum. What else can I do/Any ideas? I've seen other posts on here reporting laptop battery lives of ~8 hours and power consumption of 4W rather than my 10W... Thanks!

However, they don't provide the capability to manage, provision and update an environment once it is up and running. This is where AWS Cloud Formations and Oracle Virtual Assembly Builder comes into play. In a way, these tools/frameworks pick up where AMIs and VM templates leave off. Once again, there a similar offers from AWS and Oracle that compliant and also overlap with each other. Let's start by looking at the definitions: AWS CloudFormation gives developers and systems administrators an easy way to create and manage a collection of related AWS resources, provisioning and updating them in an orderly and predictable fashion. AWS CloudFormations Oracle Virtual Assembly Builder - Oracle Virtual Assembly Builder makes it possible for administrators to quickly configure and provision entire multi-tier enterprise applications onto virtualized and cloud environments.
