• My First Weeks at Red Gate

  Hi, my name’s Jess and early September 2012 I started working at Red Gate as a Software Engineer down in The Agency (the Publishing team). This was a bit of a shock, as I didn’t think this team would have any developers! I admit, I was a little worried when it was mentioned that my role was going to be different from normal dev. roles within the company. However, as luck would have it, I was placed within a team that was responsible for the development and maintenance of Simple-Talk and SQL Server Central (SSC). I felt rather unprepared for this role. I hadn’t used many of the technologies involved and of those that I had, I hadn’t looked at them for quite a while. I was, nevertheless, quite excited about this turn of events. As I had predicted, the role has been quite challenging so far. I expected that I would struggle to get my head round the large codebase already in place, having never used anything so much as a fraction of the size of this before. However, I was perhaps a bit naive when it came to how quickly things would move. I was required to start learning/remembering a number of different languages and technologies within time frames I would never have tried to set myself previously. Having said that, my first week was pretty easy. It was filled with meetings that were designed to get the new starters up to speed with the different departments, ideals and rules within the company. I also attended some lightning talks being presented by other employees, which were pretty useful. These occur once a fortnight and normally consist of around four speakers. In my spare time, we set up the Simple-Talk codebase on my computer and I started exploring it and worked on my first feature – redirecting requests for URLs that used incorrect casing! It was also during this time that I was given my first introduction to test-driven development (TDD) with Michael via a code kata. Although I had heard of the general ideas behind TDD, I had definitely never tried it before. Indeed, I hadn’t really done any automated testing of code before, either. The session was therefore very useful and gave me insights as to some of the coding practices used in my team. Although I now understand the importance of TDD, it still seems odd in my head and I’ve yet to master how to sensibly step up the functionality of the code a bit at a time. The second week was both easier and more difficult than the first. I was given a new project to work on, meaning I was no longer using the codebase already in place. My job was to take some designs, a WordPress theme, and some initial content and build a page that allowed users of the site to read provided resources and give feedback. This feedback could include their thoughts about the resource, the topics covered and the page design itself. Although it didn’t sound the most challenging of projects when compared to fixing bugs in our current codebase, it nevertheless provided a few sneaky problems that had me stumped. I really enjoyed working on this project as it allowed me to play around with HTML, CSS and JavaScript; all things that I like working with but rarely have a chance to use. I completed the aims for the project on time and was happy with the final outcome – though it still needs a good designer to take a look at it! I am now into my third week at Red Gate and I have temporarily been pulled off the website from week 2. I am again back to figuring out the Simple-Talk codebase. Monday provided me with the chance to learn a bunch of new things: system level testing, Selenium and Python. I was set the challenge of testing a bug fix dealing with the search bars in Simple-Talk. The exercise was pretty fun, although Mike did have to point me in the right direction when I started making the tests a bit too complex. The rest of the week looks set to be focussed on pair programming with Mike as we work together on a new feature. I look forward to the challenges that still face me and hope that I will be able to get up to speed quickly. *fingers crossed*

• The Internet of Things & Commerce: Part 3 -- Interview with Kristen J. Flanagan, Commerce Product Management

  Internet of Things & Commerce Series: Part 3 (of 3) And now for the final installment my three part series on the Internet of Things & Commerce. Post one, “The Next 7,000 Days”, introduced the idea of the Internet of Things, followed by a second post interviewing one of our chief commerce innovation strategists, Brian Celenza.  This final post in the series is an interview with Kristen J. Flanagan, lead product manager for Oracle Commerce omnichannel strategy. She takes us through the past, present, and future of how our Commerce Solution is re-imagining the way physical and digital shopping come together. ------- QUESTION: It’s your job to stay on top of what our customers’ need to not only run their online businesses effectively, but also to make sure they have product capabilities they can innovate and grow on. What key trend has been top-of-mind for you and our customers around this collision of physical and digital shopping? Kristen: I’ll agree with Brian Celenza that hands down mobile has forced a major disruption in shopping and selling behavior. A few years ago, mobile exploded at a pace I don't think anyone was expecting. Early on, we saw our customers scrambling to establish a mobile presence---mostly through "screen scraping" technologies. As smartphones continued to advance (at lightening speed!), our customers started to investigate ways to truly tap in to their eCommerce capabilities to deliver the mobile experience. They started looking to us for a means of using the eCommerce services and capabilities to deliver a mobile experience that is tailored for mobile rather than the desktop experience on a smaller screen. In the future, I think we'll see customers starting to really understand what their shoppers need and expect from a mobile offering and how they can adapt their content and delivery of that content to meet those needs. And, mobile shopping doesn’t stop at the consumer / buyer. Because the in-store experience is compelling and has advantages that digital just can't offer, we're also starting to see the eCommerce services being leveraged for mobile for in-store sales associates. Brick-and-mortar retailers are interested in putting the omnichannel product catalog, promotions, and cart into the hands of knowledgeable associates. Retailers are now looking to connect and harness the eCommerce data in-store so that shoppers have a reason to walk-in. I think we'll be seeing a lot more customers thinking about melding the in-store and digital experiences to present a richer offering for shoppers.    QUESTION: What are some examples of what our customers are doing currently to bring these concepts to reality? Kristen: Well, without question, connecting digital and brick-and-mortar worlds is becoming tablestakes for selling experiences. If a brand has a foot in both worlds (i.e., isn’t a pureplay online retailer), they have to connect the dots because shoppers – whether consumers or B2B buyers –don't think in clearly defined channels anymore. The expectation is connectedness – for on- and offline experiences, promotions, products, and customer data. What does this mean practically for businesses selling goods on- and offline? It touches a lot of systems: inventory info on the eCommerce site, fulfillment options across channels (buy online/pickup in store), order information (representing various channels for a cohesive view of shopper order history), promotions across digital and store, etc.  A few years ago, the main link between store and digital was the smartphone. We all remember when “apps” became a thing and many of our customers were scrambling to get a native app out there. Now we're seeing more strategic thinking around the benefits of mobile web vs. native and how that ties in to the purpose and role of mobile within the digital channel. Put it more broadly, how these pieces fit together in the overall brand puzzle.  The same could be said for “showrooming.” Where it was a major concern (i.e., shoppers using stores to look at merchandise and then order online from Amazon), in recent months, it’s emerged that the inverse is now becoming a a reality as well. "Webrooming" (using digital sites to do research before making a purchase in the store) is a new behavior pure play retailers are challenged with. There are many technologies, behaviors, and information that need to tie together to offer a holistic omnichannel shopping experience. As a result, brands are looking for ways to connect the digital and in-store experiences to bridge the gaps: shared assortments across channels, assisted selling apps that arm associates with information about shoppers, shared promotions, inventory, etc. QUESTION: How has Oracle Commerce been built to help brands make the link between in-store and digital over the last few years? Kristen: Over the last seven years, the product has been in step with the changes in industry needs. Here is a brief history of the evolution: Prior to Oracle’s acquisition of ATG and Endeca, key investments were made to cross-channel functionality that we are still building on today. Commerce Service Center (v2007.1) ATG introduced the Commerce Service Center in 2007.1 and marked the first entry into what was then called “cross-channel.” The Commerce Service Center is a call-center-agent-facing application that enables agents to see shopper orders, online catalog, promotions, and pricing. It is tightly integrated with the eCommerce capabilities of the platform and commerce engine and provided a means of connecting data from the call center and online channels.  REST services framework (v9.1)  In v9.1 we introduced the REST services framework and interface in the Platform that enabled customers to use ATG web services in other applications. This framework has become the basis for our subsequent omni-channel features and functionality. Multisite Architecture (v10) With the v10 release, we introduced the Multisite Architecture, which enabled customers to manage multiple sites (and channels) within a single instance of the BCC. Customers could create site- and channel-specific catalogs, promotions, targeters, and scenarios. Endeca Page Builder (2.x) / Experience Manager (3.x) With the introduction of Endeca for Mobile (now part of the core platform, available through the reference store – see blow) on top of Page Builder (and then eventually Experience Manager), Endeca gave business users the tools to create and manage native and mobile web applications. And since the acquisition of both ATG (2011) and Endeca (2012), Oracle Commerce has leveraged the best of each leading technology’s capabilities for omnichannel commerce to continue to drive innovation for our customers. Service enablement of core Oracle Commerce capabilities (v10.1.1, 10.2, & 11) After the establishment of the REST services framework and interface, we followed up in subsequent releases with service enablement of core Oracle Commerce capabilities throughout the iOS native app and the enablement of the core Commerce Service Center features. The result is that customers can leverage these services for their integrations with other systems, as well as their omnichannel initiatives.  Mobile web reference application (v10.1) In 10.1 we introduced the shopper-facing mobile reference application that showed how to use Oracle Commerce to deliver a mobile web experience for shoppers. This included the use of Experience Manager and cartridges to drive those experiences on select pages.  Native (iOS) reference application (v10.1.1)  We came out with the 10.1.1 shopper-facing native iOS ref app that illustrated how to use the Commerce REST services to deliver an iOS app. Also included Experience Manager-driven pages.   Assisted Selling reference application (v10.2.1)  The Assisted Selling reference application is our first reference application designed for the in-store associate. This iOS app shows customers how they can use Oracle Commerce data and information to provide a high-touch, consultative sales environment as well as to put the endless aisle into hands of their associates. Shoppers can start a cart online, and in-store associates can access that cart via the application to provide more information or add products and then transact using the ATG engine. Support for Retail promotions (v11) As part of the v11 release, we worked with teams in the Oracle Retail Global Business Unit (RGBU) to assess which promotion types and capabilities are supported across our products. Those products included Oracle Commerce, Oracle Point of Service (ORPOS), and Oracle Retail Price Management (RPM). The result is that customers can now more easily support omnichannel use cases between the store and digital.  Making sure Oracle Commerce can help support the omnichannel needs of our customers is core to our product strategy. With 89% of consumers now use two or more channels to make a single purchase, ensuring that cross-channel interactions are linked is critical to a great customer experience – and to sales. As Oracle Commerce evolves, we want to make it simple for organizations to create, deliver, and scale experiences across touchpoints with our create once, deploy commerce anywhere framework. • My Red Gate Experience

  I’m Colin, and I’ve been an intern working with Mike in publishing on Simple-Talk and SQLServerCentral for the past ten weeks. I’ve mostly been working “behind the scenes”, making improvements to the spam filtering, along with various other small tweaks. When I arrived at Red Gate, one of the first things Mike asked me was what I wanted to get out of the internship. It wasn’t a question I’d given a great deal of thought to, but my immediate response was the same as almost anybody: to support my growing family. Well, ok, not quite that, but money was certainly a motivator, along with simply making sure that I didn’t get bored over the summer. Three months is a long time to fill, and many of my friends end up getting bored, or worse, knitting obsessively. With the arrogance which seems fairly common among Cambridge people, I wasn’t expecting to really learn much here! In my mind, the part of the year where I am at Uni is the part where I learn things, whilst Red Gate would be an opportunity to apply what I’d learnt. Thankfully, the opposite is true: I’ve learnt a lot during my time here, and there has been a definite positive impact on the way I write code. The first thing I’ve really learnt is that test-driven development is, in general, a sensible way of working. Before coming, I didn’t really get it: how could you test something you hadn’t yet written? It didn’t make sense! My problem was seeing a test as having to test all the behaviour of a given function. Writing tests which test the bare minimum possible and building them up is a really good way of crystallising the direction the code needs to grow in, and ensures you never attempt to write too much code at time. One really good experience of this was early on in my internship when Mike and I were working on the query used to list active authors: I’d written something which I thought would do the trick, but by starting again using TDD we grew something which revealed that there were several subtle mistakes in the query I’d written. I’ve also been awakened to the value of pair programming. Whilst I could sort of see the point before coming, I also thought that it was impossible that two people would ever get more done at the same computer than if they were working separately. I still think that this is true for projects with pieces that developers can easily work on independently, and with developers who both know the codebase, but I’ve found that pair programming can be really good for learning a code base, and for building up small projects to the point where you can start working on separate components, as well as solving particularly difficult problems. Later on in my internship, for my down tools week project, I was working on adding Python support to Glimpse. Another intern and I we pair programmed the entire project, using ping pong pair programming as much as possible. One bonus that this brought which I wasn’t expecting was that I found myself less prone to distraction: with someone else peering over my shoulder, I didn’t have the ever-present temptation to open gmail, or facebook, or yammer, or twitter, or hacker news, or reddit, and so on, and so forth. I’m quite proud of this project: I think it’s some of the best code I’ve written. I’ve also been really won over to the value of descriptive variables names. In my pre-Red Gate life, as a lone-ranger style cowboy programmer, I’d developed a tendency towards laziness in variable names, sometimes abbreviating or, worse, using acronyms. I’ve swiftly realised that this is a bad idea when working with a team: saving a few key strokes is inevitably not worth it when it comes to reading code again in the future. Longer names also mean you can do away with a majority of comments. I appreciate that if you’ve come up with an O(n*log n) algorithm for something which seemed O(n^2), you probably want to explain how it works, but explaining what a variable name means is a big no no: it’s so very easy to change the behaviour of the code, whilst forgetting about the comments. Whilst at Red Gate, I took the opportunity to attend a code retreat, which really helped me to solidify all the things I’d learnt. To be completely free of any existing code base really lets you focus on best practises and think about how you write code. If you get a chance to go on a similar event, I’d highly recommend it! Cycling to Red Gate, I’ve also become much better at fitting inner tubes: if you’re struggling to get the tube out, or re-fit the tire, letting a bit of air out usually helps. I’ve also become quite a bit better at foosball and will miss having a foosball table! I’d like to finish off by saying thank you to everyone at Red Gate for having me. • Combined Likelihood Models

  In a series of posts on this blog we have already described a flexible approach to recording events, a technique to create analytical models for reporting, a method that uses the same principles to generate extremely powerful facet based predictions and a waterfall strategy that can be used to blend multiple (possibly facet based) models for increased accuracy. This latest, and also last, addition to this sequence of increasing modeling complexity will illustrate an advanced approach to amalgamate models, taking us to a whole new level of predictive modeling and analytical insights; combination models predicting likelihoods using multiple child models. The method described here is far from trivial. We therefore would not recommend you apply these techniques in an initial implementation of Oracle Real-Time Decisions. In most cases, basic RTD models or the approaches described before will provide more than enough predictive accuracy and analytical insight. The following is intended as an example of how more advanced models could be constructed if implementation results warrant the increased implementation and design effort. Keep implemented statistics simple! Combining likelihoods Because facet based predictions are based on metadata attributes of the choices selected, it is possible to generate such predictions for more than one attribute of a choice. We can predict the likelihood of acceptance for a particular product based on the product category (e.g. ‘toys’), as well as based on the color of the product (e.g. ‘pink’). Of course, these two predictions may be completely different (the customer may well prefer toys, but dislike pink products) and we will have to somehow combine these two separate predictions to determine an overall likelihood of acceptance for the choice. Perhaps the simplest way to combine multiple predicted likelihoods into one is to calculate the average (or perhaps maximum or minimum) likelihood. However, this would completely forgo the fact that some facets may have a far more pronounced effect on the overall likelihood than others (e.g. customers may consider the product category more important than its color). We could opt for calculating some sort of weighted average, but this would require us to specify up front the relative importance of the different facets involved. This approach would also be unresponsive to changing consumer behavior in these preferences (e.g. product price bracket may become more important to consumers as a result of economic shifts). Preferably, we would want Oracle Real-Time Decisions to learn, act upon and tell us about, the correlations between the different facet models and the overall likelihood of acceptance. This additional level of predictive modeling, where a single supermodel (no pun intended) combines the output of several (facet based) models into a single prediction, is what we call a combined likelihood model. Facet Based Scores As an example, we have implemented three different facet based models (as described earlier) in a simple RTD inline service. These models will allow us to generate predictions for likelihood of acceptance for each product based on three different metadata fields: Category, Price Bracket and Product Color. We will use an Analytical Scores entity to store these different scores so we can easily pass them between different functions. A simple function, creatively named Compute Analytical Scores, will compute for each choice the different facet scores and return an Analytical Scores entity that is stored on the choice itself. For each score, a choice attribute referring to this entity is also added to be returned to the client to facilitate testing. One Offer To Predict Them All In order to combine the different facet based predictions into one single likelihood for each product, we will need a supermodel which can predict the likelihood of acceptance, based on the outcomes of the facet models. This model will not need to consider any of the attributes of the session, because they are already represented in the outcomes of the underlying facet models. For the same reason, the supermodel will not need to learn separately for each product, because the specific combination of facets for this product are also already represented in the output of the underlying models. In other words, instead of learning how session attributes influence acceptance of a particular product, we will learn how the outcomes of facet based models for a particular product influence acceptance at a higher level. We will therefore be using a single All Offers choice to represent all offers in our combined likelihood predictions. This choice has no attribute values configured, no scores and not a single eligibility rule; nor is it ever intended to be returned to a client. The All Offers choice is to be used exclusively by the Combined Likelihood Acceptance model to predict the likelihood of acceptance for all choices; based solely on the output of the facet based models defined earlier. The Switcheroo In Oracle Real-Time Decisions, models can only learn based on attributes stored on the session. Therefore, just before generating a combined prediction for a given choice, we will temporarily copy the facet based scores—stored on the choice earlier as an Analytical Scores entity—to the session. The code for the Predict Combined Likelihood Event function is outlined below. // set session attribute to contain facet based scores. // (this is the only input for the combined model) session().setAnalyticalScores(choice.getAnalyticalScores); // predict likelihood of acceptance for All Offers choice. After the prediction is made, we will clear the Analytical Scores session attribute to ensure it does not pollute any of the other (facet) models. To guarantee our combined likelihood model will learn based on the facet based scores—and is not distracted by the other session attributes—we will configure the model to exclude any other inputs, save for the instance of the Analytical Scores session attribute, on the model attributes tab. Recording Events In order for the combined likelihood model to learn correctly, we must ensure that the Analytical Scores session attribute is set correctly at the moment RTD records any events related to a particular choice. We apply essentially the same switching technique as before in a Record Combined Likelihood Event function. // set session attribute to contain facet based scores // (this is the only input for the combined model). session().setAnalyticalScores(choice.getAnalyticalScores); // record input event against All Offers choice. The informant itself has no particular configuration and does nothing in itself; it is used only to force the model to learn at the exact instant we have set the Analytical Scores session attribute to the correct values. Reporting Results After running a few thousand (artificially skewed) simulated sessions on our ILS, the Decision Center reporting shows some interesting results. In this case, these results reflect perfectly the bias we ourselves had introduced in our tests. In practice, we would obviously use a wider range of customer attributes and expect to see some more unexpected outcomes. The facetted model for categories has clearly picked up on the that fact our simulated youngsters have little interest in purchasing the one red-hot vehicle our ILS had on offer. Also, it would seem that customer age is an excellent predictor for the acceptance of pink products. Looking at the key drivers for the All Offers choice we can see the relative importance of the different facets to the prediction of overall likelihood. The comparative importance of the category facet for overall prediction might, in part, be explained by the clear preference of younger customers for toys over other product types; as evident from the report on the predictiveness of customer age for offer category acceptance. Conclusion Oracle Real-Time Decisions' flexible decisioning framework allows for the construction of exceptionally elaborate prediction models that facilitate powerful targeting, but nonetheless provide insightful reporting. Although few customers will have a direct need for such a sophisticated solution architecture, it is encouraging to see that this lies within the realm of the possible with RTD; and this with limited configuration and customization required. There are obviously numerous other ways in which the predictive and reporting capabilities of Oracle Real-Time Decisions can be expanded upon to tailor to individual customers needs. We will not be able to elaborate on them all on this blog; and finding the right approach for any given problem is often more difficult than implementing the solution. I am beyond frustrated/baffled.

• career advice for PhD scientist seeking to program?

  I'm largely a self-taught programmer. In fact, I first started programming about half way through biophysics grad school, and even though I think I've done some pretty nice work, I've never worked as part of a 'serious' development team that had more than one or two other developers (and I wouldn't hesitate to call them equally inexperienced in software development as a profession). After finishing my PhD I applied to Google, on a lark, since I had some confidence in my abilities, if not necessarily my experience, and I was hoping to maybe slip in and absorb all the experience and talent I'd be surrounded with and become productive enough, quickly enough, that they wouldn't immediately regret their decision. I was excited to actually get invited to interview up at Mountain View (this was ~ mid 2008). Overall, my memory of the interview was very positive, but after close to a three month wait (is that normal?) they ended up turning me down. I wasn't too surprised or disappointed (aside from the uncomfortably long wait) given my unusual background and admitted lack of experience. I decided to continue as a postdoc, but focus on improving my skills rather than doing research. I've done about three years of that, and my honest assessment is that I've learned a ton more, but I really need more of a peer group to maintain or accelerate my growth. Google invited me to interview again about eight months ago, and the interview process went even better than the first time around (I thought), though they again declined to give me an offer. I have to admit this second rejection was much more discouraging. They had insisted I interview even after I mentioned to them that a move on my part was unlikely given that I had bought a house, gotten married, etc. since the first interview. I guess I was hoping they'd at least give me an offer that I could parlay into a more conventional, but still interesting, programming position close to home. So here I am, going on my third year out of grad school, a glorified postdoc and I'm starting to get pretty discouraged. Even though I could technically get 'back-on-track' for a career in science, I have been focusing the vast majority of this time on gaining programming experience rather than on research and publications. The problem is, whenever I look, most job listings have requirements that seem impossibly grandiose and I hesitate to apply. That, or the job/project seems incredibly dull. Ironically, applying to Google struck me as less intimidating. I suspect that either most people are just a lot less realistic than I am when it comes to assessing how long it will take for them to get up to speed, or they don't care; my fear is that I'm just woefully unqualified for any interesting, well paying work. IE: I'm confident I could switch fully back into C++ mode with a couple weeks work (I mostly use C,Python,C# daily) but I don't list myself as being 'proficient' in C++ on my CV, or applying for jobs that 'require' such knowledge. The few applications for which I did feel I was a legitimately good match have not elicited a response. I suspect the following things are potential problems with my application/CV and I would like feedback on: I don't have a CS degree. My BS was in biochemistry and molecular biology, my PhD in biophysics. I took a undergrad and grad level CS course at UCSD and completely killed them, but I don't know how to translate that to my CV effectively. I have a PhD, but it's not in CS... I've been debating if I should remove it from my CV, and wether or not it would then be misleading to list at least some of those years as some kind of 'programming' job (in many respects it was). I think there are sometimes strong stigmas associated with 'self-taught' programmers. I am certainly one of those. I even recognize that some of those stigmas hold a hint of truth, but I really do want to be an asset to a team. How do I communicate that even though I have been largely self-directing for ~8 years I can still take marching orders when needed? Do I just say so outright? Should I just become a lot less scrupulous about the whole process? anecdote: I have a friend who applied for positions where he completely fudged his qualifications to get past the first culling. He was much more honest and forthcoming about his actual qualifications when contacted and he still managed to get invited to a couple of interviews and even got some offers. His balls are larger than mine though.

• Software development is (mostly) a trade, and what to do about it

  (This is another cross-post from my personal blog. I don’t even remember when I first started to write it, but I feel like my opinion is well enough baked to share.) I've been sitting on this for a long time, particularly as my opinion has changed dramatically over the last few years. That I've encountered more crappy code than maintainable, quality code in my career as a software developer only reinforces what I'm about to say. Software development is just a trade for most, and not a huge academic endeavor. For those of you with computer science degrees readying your pitchforks and collecting your algorithm interview questions, let me explain. This is not an assault on your way of life, and if you've been around, you know I'm right about the quality problem. You also know the HR problem is very real, or we wouldn't be paying top dollar for mediocre developers and importing people from all over the world to fill the jobs we can't fill. I'm going to try and outline what I see as some of the problems, and hopefully offer my views on how to address them. The recruiting problem I think a lot of companies are doing it wrong. Over the years, I've had two kinds of interview experiences. The first, and right, kind of experience involves talking about real life achievements, followed by some variation on white boarding in pseudo-code, drafting some basic system architecture, or even sitting down at a comprooder and pecking out some basic code to tackle a real problem. I can honestly say that I've had a job offer for every interview like this, save for one, because the task was to debug something and they didn't like me asking where to look ("everyone else in the company died in a plane crash"). The other interview experience, the wrong one, involves the classic torture test designed to make the candidate feel stupid and do things they never have, and never will do in their job. First they will question you about obscure academic material you've never seen, or don't care to remember. Then they'll ask you to white board some ridiculous algorithm involving prime numbers or some kind of string manipulation no one would ever do. In fact, if you had to do something like this, you'd Google for a solution instead of waste time on a solved problem. Some will tell you that the academic gauntlet interview is useful to see how people respond to pressure, how they engage in complex logic, etc. That might be true, unless of course you have someone who brushed up on the solutions to the silly puzzles, and they're playing you. But here's the real reason why the second experience is wrong: You're evaluating for things that aren't the job. These might have been useful tactics when you had to hire people to write machine language or C++, but in a world dominated by managed code in C#, or Java, people aren't managing memory or trying to be smarter than the compilers. They're using well known design patterns and techniques to deliver software. More to the point, these puzzle gauntlets don't evaluate things that really matter. They don't get into code design, issues of loose coupling and testability, knowledge of the basics around HTTP, or anything else that relates to building supportable and maintainable software. The first situation, involving real life problems, gives you an immediate idea of how the candidate will work out. One of my favorite experiences as an interviewee was with a guy who literally brought his work from that day and asked me how to deal with his problem. I had to demonstrate how I would design a class, make sure the unit testing coverage was solid, etc. I worked at that company for two years. So stop looking for algorithm puzzle crunchers, because a guy who can crush a Fibonacci sequence might also be a guy who writes a class with 5,000 lines of untestable code. Fashion your interview process on ways to reveal a developer who can write supportable and maintainable code. I would even go so far as to let them use the Google. If they want to cut-and-paste code, pass on them, but if they're looking for context or straight class references, hire them, because they're going to be life-long learners. The contractor problem I doubt anyone has ever worked in a place where contractors weren't used. The use of contractors seems like an obvious way to control costs. You can hire someone for just as long as you need them and then let them go. You can even give them the work that no one else wants to do. In practice, most places I've worked have retained and budgeted for the contractor year-round, meaning that the $90+ per hour they're paying (of which half goes to the person) would have been better spent on a full-time person with a $100k salary and benefits. But it's not even the cost that is an issue. It's the quality of work delivered. The accountability of a contractor is totally transient. They only need to deliver for as long as you keep them around, and chances are they'll never again touch the code. There's no incentive for them to get things right, there's little incentive to understand your system or learn anything. At the risk of making an unfair generalization, craftsmanship doesn't matter to most contractors. The education problem I don't know what they teach in college CS courses. I've believed for most of my adult life that a college degree was an essential part of being successful. Of course I would hold that bias, since I did it, and have the paper to show for it in a box somewhere in the basement. My first clue that maybe this wasn't a fully qualified opinion comes from the fact that I double-majored in journalism and radio/TV, not computer science. Eventually I worked with people who skipped college entirely, many of them at Microsoft. Then I worked with people who had a masters degree who sucked at writing code, next to the high school diploma types that rock it every day. I still think there's a lot to be said for the social development of someone who has the on-campus experience, but for software developers, college might not matter. As I mentioned before, most of us are not writing compilers, and we never will. It's actually surprising to find how many people are self-taught in the art of software development, and that should reveal some interesting truths about how we learn. The first truth is that we learn largely out of necessity. There's something that we want to achieve, so we do what I call just-in-time learning to meet those goals. We acquire knowledge when we need it. So what about the gaps in our knowledge? That's where the most valuable education occurs, via our mentors. They're the people we work next to and the people who write blogs. They are critical to our professional development. They don't need to be an encyclopedia of jargon, but they understand the craft. Even at this stage of my career, I probably can't tell you what SOLID stands for, but you can bet that I practice the principles behind that acronym every day. That comes from experience, augmented by my peers. I'm hell bent on passing that experience to others. Process issues If you're a manager type and don't do much in the way of writing code these days (shame on you for not messing around at least), then your job is to isolate your tradespeople from nonsense, while bringing your business into the realm of modern software development. That doesn't mean you slap up a white board with sticky notes and start calling yourself agile, it means getting all of your stakeholders to understand that frequent delivery of quality software is the best way to deal with change and evolving expectations. It also means that you have to play technical overlord to make sure the education and quality issues are dealt with. That's why I make the crack about sticky notes, because without the right technique being practiced among your code monkeys, you're just a guy with sticky notes. You're asking your business to accept frequent and iterative delivery, now make sure that the folks writing the code can handle the same thing. This means unit testing, the right instrumentation, integration tests, automated builds and deployments... all of the stuff that makes it easy to see when change breaks stuff. The prognosis I strongly believe that education is the most important part of what we do. I'm encouraged by things like The Starter League, and it's the kind of thing I'd love to see more of. I would go as far as to say I'd love to start something like this internally at an existing company. Most of all though, I can't emphasize enough how important it is that we mentor each other and share our knowledge. If you have people on your staff who don't want to learn, fire them. Seriously, get rid of them. A few months working with someone really good, who understands the craftsmanship required to build supportable and maintainable code, will change that person forever and increase their value immeasurably.
