    At Web Directions last week in London (10th and 11th June 2010) I promised several folks I would put up a blog post to more information on IE 9.0.   • Skanska Builds Global Workforce Insight with Cloud-Based HCM System

He started his work life learning all sorts of trades at his father’s construction company in the northern part of Sweden. So in college, it was natural for him to pursue a bachelor’s degree in construction engineering—but he broke new ground when he added a master’s degree in finance to his curriculum vitae. Written on a traditional résumé, Bjork’s current title (vice president of information systems strategies) doesn’t reveal the diversity of his experience—that he’s adept with hammer and nails as well as rows and columns. But a big part of his current job is to work with his counterparts in human resources (HR) designing, building, and deploying the systems needed to get a complete view of the skills and potential of Skanska’s 22,000-strong white-collar workforce. And Bjork believes that complete view is essential to Skanska’s success. “Our business is really all about people,” says Bjork, who has worked with Skanska for 16 years. “You can have equipment and financial resources, but to truly succeed in a business like ours you need to have the right people in the right places. That’s what this system is helping us accomplish.” In a global HR environment that suffers from a paradox of high unemployment and a scarcity of skilled labor, managers need to have a complete understanding of workforce capabilities to develop management skills, recruit for open positions, ensure that staff is getting the training they need, and reduce attrition. Skanska’s human capital management (HCM) systems, based on Oracle Talent Management Cloud, play a critical role delivering that understanding. “Skanska’s philosophy of having great people, encouraging their development, and giving them the chance to move across business units has nurtured a culture of collaboration, but managing a diverse workforce spread across the globe is a monumental challenge,” says Annika Lindholm, global human resources system owner in the HR department at Skanska’s headquarters just outside of Stockholm, Sweden. “We depend heavily on Oracle’s cloud technology to support our HCM function.” Construction, Workers For Skanska’s more than 60,000 employees and contractors, managing huge construction projects is an everyday job. Beyond erecting signature buildings, management’s goal is to build a corporate culture where valuable talent can be sought out and developed, bringing in the right mix of people to support and grow the business. “Of all the companies in our space, Skanska is probably one of the strongest ones, with a laser focus on people and people development,” notes Tom Crane, chief HR and communications officer for Skanska in the United States. “Our business looks like equipment and material, but all we really have at the end of the day are people and their intellectual capital. Without them, second only to clients, of course, you really can’t achieve great things in the high-profile environment in which we work.” During the 1990s, Skanska entered an expansive growth phase. A string of successful acquisitions paved the way for the company’s transformation into a global enterprise. “Today the company’s focus is on profitable growth,” continues Crane. “But you can’t really achieve growth unless you are doing a very good job of developing your people and having the right people in the right places and driving a culture of growth.” In the United States alone, Skanska has more than 8,000 employees in four distinct business units: Skanska USA Building, also known as the Construction Manager, builds everything at ground level and above—hospitals, educational facilities, stadiums, airport terminals, and other massive projects. Skanska USA Civil does everything at ground level and below, such as light rail, water treatment facilities, power plants or power industry facilities, highways, and bridges. Skanska Infrastructure Development develops public-private partnerships—projects in which Skanska adds equity and also arranges for outside financing. Skanska Commercial Development acts like a commercial real estate developer, acquiring land and building offices on spec or build-to-suit for its clients. Skanska's international portfolio includes construction of the new Meadowlands Stadium. Getting the various units to operate collaboratatively helps Skanska deliver high value to clients and shareholders. “When we have this collaboration among units, it allows us to enrich each of the business units and, at the same time, develop our future leaders to be more facile in operating across business units—more accepting of a ‘one Skanska’ approach,” explains Crane. Workforce Worldwide But HR needs processes and tools to support managers who face such business dynamics. Oracle Talent Management Cloud is helping Skanska implement world-class recruiting strategies and generate the insights needed to drive quality hiring practices, internal mobility, and a proactive approach to building talent pipelines. With their new cloud system in place, Skanska HR leaders can manage everything from recruiting, compensation, and goal and performance management to employee learning and talent review—all as part of a single, cohesive software-as-a-service (SaaS) environment. Skanska has successfully implemented two modules from Oracle Talent Management Cloud—the recruiting and performance management modules—and is in the process of implementing the learn module. Internally, they call the systems Skanska Recruit, Skanska Talent, and Skanska Learn. The timing is apropos. With high rates of unemployment in recent years, there have been many job candidates on the market. However, talent scarcity continues to frustrate recruiters. Oracle Taleo Recruiting Cloud Service, one of the applications in the Oracle Talent Management cloud portfolio, enables Skanska managers to create more-intelligent recruiting strategies, pulling high-performer profile statistics to create new candidate profiles and using multitiered screening and assessments to ensure that only the best-suited candidate applications make it to the recruiter’s desk. Tools such as applicant tracking, interview management, and requisition management help recruiters and hiring managers streamline the hiring process. Oracle’s cloud-based software system automates and streamlines many other HR processes for Skanska’s multinational organization and delivers insight into the success of recruiting and talent-management efforts. “The Oracle system is definitely helping us to construct global HR processes,” adds Bjork. “It is really important that we have a business model that is decentralized, so we can effectively serve our local markets, and interact with our global ERP [enterprise resource planning] systems as well. We would not be able to do this without a really good, well-integrated HCM system that could support these efforts.” A key piece of this effort is something Skanska has developed internally called the Skanska Leadership Profile. Core competencies, on which all employees are measured, are used in performance reviews to determine weak areas but also to discover talent, such as those who will be promoted or need succession plans. This global profiling system brings consistency to the way HR professionals evaluate and review talent across the company, with a consistent set of ratings and a consistent definition of competencies. All salaried employees in Skanska are tied to a talent management process that gives opportunity for midyear and year-end reviews. Using the performance management module, managers can align individual goals with corporate goals; provide clear visibility into how each employee contributes to the success of the organization; and drive a strategic, end-to-end talent management strategy with a single, integrated system for all talent-related activities. This is critical to a company that is highly focused on ensuring that every employee has a development plan linked to his or her succession potential. “Our approach all along has been to deploy software applications that are seamless to end users,” says Crane. “The beauty of a cloud-based system is that much of the functionality takes place behind the scenes so we can focus on making sure users can access the data when they need it. This model greatly improves their efficiency.” The employee profile not only sets a competency baseline for new employees but is also integrated with Skanska’s other back-office Oracle systems to ensure consistency in the way information is used to support other business functions. “Since we have about a dozen different HR systems that are providing us with information, we built a master database that collects all the information,” explains Lindholm. “That data is sent not only to Oracle Talent Management Cloud, but also to other systems that are dependent on this information.” Collaboration to Scale Skanska is poised to launch a new Oracle module to link employee learning plans to the review process and recruitment assessments. According to Crane, connecting these processes allows Skanska managers to see employees’ progress and produce an updated learning program. For example, as employees take classes, supervisors can consult the Oracle Talent Management Cloud portal to monitor progress and align it to each individual’s training and development plan. “That’s a pretty compelling solution for an organization that wants to manage its talent on a real-time basis and see how the training is working,” Crane says. Rolling out Oracle Talent Management Cloud was a joint effort among HR, IT, and a global group that oversaw the worldwide implementation. Skanska deployed the solution quickly across all markets at once. In the United States, for example, more than 35 offices quickly got up to speed on the new system via webinars for employees and face-to-face training for the HR group. “With any migration, there are moments when you hold your breath, but in this case, we had very few problems getting the system up and running,” says Crane. Lindholm adds, “There has been very little resistance to the system as users recognize its potential. Customizations are easy, and a lasting partnership has developed between Skanska and Oracle when help is needed. They listen to us.” Bjork elaborates on the implementation process from an IT perspective. “Deploying a SaaS system removes a lot of the complexity,” he says. “You can downsize the IT part and focus on the business part, which increases the probability of a successful implementation. If you want to scale the system, you make a quick phone call. That’s all it took recently when we added 4,000 users. We didn’t have to think about resizing the servers or hiring more IT people. Oracle does that for us, and they have provided very good support.” As a result, Skanska has been able to implement a single, cost-effective talent management solution across the organization to support its strategy to recruit and develop a world-class staff. Stakeholders are confident that they are providing the most efficient recruitment system possible for competent personnel at all levels within the company—from skilled workers at construction sites to top management at headquarters. And Skanska can retain skilled employees and ensure that they receive the development opportunities they need to grow and advance.

  • SOA Starting Point: Methods for Service Identification and Definition

    As more and more companies start to incorporate a Service Oriented Architectural design approach into their existing enterprise systems, it creates the need for a standardized integration technology. One common technology used by companies is an Enterprise Service Bus (ESB). An ESB, as defined by Progress Software, connects and mediates all communications and interactions between services. In essence an ESB is a form of middleware that allows services to communicate with one another regardless of framework, environment, or location. With the emergence of ESB, a new emphasis is now being placed on approaches that can be used to determine what Web services should be built. In addition, what order should these services be built? In May 2011, SOA Magazine published an article that identified 10 common methods for identifying and defining services. SOA’s Ten Common Methods for Service Identification and Definition: Business Process Decomposition Business Functions Business Entity Objects Ownership and Responsibility Goal-Driven Component-Based Existing Supply (Bottom-Up) Front-Office Application Usage Analysis Infrastructure Non-Functional Requirements  Each of these methods provides various pros and cons in regards to their use within the design process. I personally feel that during a design process, multiple methodologies should be used in order to accurately define a design for a system or enterprise system. Personally, I like to create a custom cocktail derived from combining these methodologies in order to ensure that my design fits with the project’s and business’s needs while still following development standards and guidelines.   • Software Design Idea for multi tier architecture

    I am currently investigating multi tier architecture design for a web based application in MVC3. I already have an architecture but not sure if its the best I can do in terms of extendability and performance. The current architecure has following components DataTier (Contains EF POCO objects) DomainModel (Contains Domain related objects) Global (Among other common things it contains Repository objects for CRUD to DB) Business Layer (Business Logic and Interaction between Data and Client and CRUD using repository) Web(Client) (which talks to DomainModel and Business but also have its own ViewModels for Create and Edit Views for e.g.) Note: I am using ValueInjector for convering one type of entity to another. (which is proving an overhead in this desing. I really dont like over doing this.) My question is am I having too many tiers in the above architecure? Do I really need domain model? (I think I do when I exposes my Business Logic via WCF to external clients). What is happening is that for a simple database insert it (1) create ViewModel (2) Convert ViewModel to DomainModel for Business to understand (3) Business Convert it to DataModel for Repository and then data comes back in the same order. Few things to consider, I am not looking for a perfect architecure solution as it does not exits. I am looking for something that is scalable. It should resuable (for e.g. using design patterns ,interfaces, inheritance etc.) Each Layers should be easily testable. Any suggestions or comments is much appriciated. Thanks,

  • What are basic programs like, recursion, Fibonacci, small trick programs?

    This question may seem daft (I'm a new to 'programming' and should probably stop if this is the type of question I'm required to ask)... What are: "basic programs like, recursion, fibonacci, factorial, string manipulation, small trick programs"? I've recently read Coding Horror - the non programmer and followed the links to Kegel and How to get hired. Then I delved through some similar questions here (hence the block quote) and I realised that as a fully fledged non-programmer I probably wouldn't know if I knew recursion (or any of the others) because I wouldn't know what it looked like, or why it was used, and what the results would look like after it was used. I suppose I'm trying to get a picture of "the basics". What the principles are and why we learn them - where they'll be used and what result/s your looking for. If they'll be used as an interview question during my first interview sometime in 2020 I would like to look less ignorant than those 199 out of 200 who just don't know the how, or the why, of programming. As always...I'll get my coat. Thanks Mike

  • How Do I Make A Small jQuery Confirm Replacement?

    I have a table row with a Delete link on it for deleting that row. I want to create a jQuery feature that pops up above that Delete link an "Are you sure?" yes/no confirm dialog, but in a very small size. How do I achieve this in the least lines of code in jQuery? I mean, I need to determine the x,y of the Delete link that was detected from a click, and then move (and fadeIn()) a DIV into that location. If they click anywhere on that page except Yes on the yes/no, the thing does a fadeOut(). If they click Yes, then it deletes the row with a fadeOut() effect. Note on this I don't need a modal screen dimmer, but the confirm needs to work modally. (Items above that are bolded are something I don't exactly know how to do.     I have a pure Actionscript 3 project, using flash.* libraries, compiles down to about 6k (using mxmlc). Program handles about 1k shapes, a few sprites, a sockets connection, works great (tastes less filling). Now, how would I add a ComboBox control without incurring excessive bloat? More specificially, I would like to keep the size under 100k. So far I have tried: Adobe mx.controls ComboBoxexample - simple mxml example compiles to 200+k both on my main Linux Box using mxmlc and in Windows using Flash Builder 4 Yahoo Astra - uses mx libraries underneath(so as bloated as Adobe?), plus does not contain exact ComboBox Keith Peter's MinimalComps - seems small, but far from providing ComboBox functionality SPAS (Swing Package for Actionscript) - compiles to 130k, but alpha version of ComboBox does not let me adjust height... asuilib - compiles to 40k, unfortunately this ComboBox does not provide for scrolling items...if it does not fit on screen no way to scroll to it Now my questions: Is there a way to lower size for projects importing mx.controls ? Maybe there is a way to fix SPAS or asuilib ComboBoxes? Perhaps, there are some other libraries which provide a ComboBox(or DropList)?

However, when a user searches UNIX, the engine must choose: word or operating_system. Also, when a user searches windows (small letter 'w'), the engine chooses word, but should also show Assuming 'windows' is a word. Use as an <a href="etc..">operating system</a> instead. Can anyone point me in the right direction with parsing and choosing the topic of the search query? Thanks. Note: it doesn't need to be able to perform calculations as WA can do.

Any other methods to achieve the same result?

  • problem with evolutionary algorithms degrading into simulated annealing: mutation too small?

    i have a problem understanding evolutionary algorithms. i tried using this technique several times, but i always ran into the same problem: degeneration into simulated annealing. lets say my initial population, with fitness in brackets, is: A (7), B (9), C (14), D (19) after mating and mutation i have following children: AB (8.3), AC (12.2), AD (14.1), BC(11), BD (14.7), CD (17) after elimination of the weakest, we get A, AB, B, AC next turn, AB will mate again with a result around 8, pushing AC out. next turn, AB again, pushing B out (assuming mutation changes fitness mostly in the 1 range). now, after only a few turns the pool is populated with the originally fittest candidates (A, B) and mutations of those two (AB). this happens regardless of the size of the initial pool, it just takes a bit longer. say, with an initial population of 50 it takes 50 turns, then all others are eliminated, turning the whole setup in a more complicated simulated annealing. in the beginning i also mated canditates with themselves, worsening the problem. so, what do i miss? are my mutation rates simply too small and will it go away if i increase them? here's the project i'm using it for: http://stefan.schallerl.com/simuan-grid-grad/ yeah, the code is buggy and the interface sucks, but i'm too lazy to fix it right now - and be careful, it may lock up your browser. better use chrome, even thought firefox is not slower than chrome for once (probably the tracing for the image comparison pays off, yay!). if anyone is interested, the code can be found here. here i just dropped the ev-alg idea and went for simulated annealing. ps: i'm not even sure about simulated annealing - it is like evolutionary algorithms, just with a population size of one, right?

  • Idea for a small project, should I use Python?

    I have a project idea, but unsure if using Python would be a good idea. Firstly, I'm a C++ and C# developer with some SQL experience. My day job is C++. I have a project idea i'd like to create and was considering developing it in a language I don't know. Python seems to be popular and has piqued my interests. I definitely use OOP in programming and I understand Python would work fine with that style. I could be way off on this, I've only read small bits and pieces about the language. The project won't be public or anything, just purely something of my own creation do dabble in at home. So the project would essentially represent a simple game idea I have. The game would consist roughly these things: Data structures to hold specific information (would be strongly typed). A way to output the gamestate for the players. This is completely up in the air, it can be graphical or text based, I don't really care at this point. A way to save off game data for the players in something like a database or file system. A relatively easy way for me to input information and a 'GO' button which processes the changes and obviously creates a new gamestate. The game would function similar to a board game. Really nothing out of the ordinary when I look back at that list. Would this be a fun way to learn Python or should I select another language?

However, most business forms, and that is where styling is at issue; 'contact us' forms are easy to style, put window estate at a premium, with more 'document level' (e.g. invoice) fields, plus 'detail level' (e.g. invoice line) fields. Factors I often find at play are: At my minimum, at least two horizontally adjacent fieldsets are required. In applications vs. public web pages, fixed positioning vs fluid layout is often better. Quantity of content is important, vs. exaggerated readability. Users know the system, and cues etc. take a back seat. In light of factors like these, is there any available guidence for styling web form based applications? Are there any CSS or JavaScript frameworks that would make my quest to style these applications better than Visual Studios still pathetic 'Auto-format' (what drugs were those people on? I will never take them.)

  • Work for huge company or small company that makes products for huge company?

    I'm facing a career decision. I currently work for a huge, huge, huge company (this should bring 3-4 companies to mind) as a programmer. I work on a really big (3 million lines of code) J2EE web application. I've been out of college for 2 years and I pretty much know that big corporate life isn't for me. There is a career opportunity to work for a small company that has a lot of funding and huge potential to sell their main project to this huge company I work for.This company makes kiosk software and works with a nearby kiosk software company. The deal isn't done, but I would come straight in to work on this project. This would be more of a interactive media position and I would do the development in flash/action script. I personally think this will be more interesting work then what I do now. This company does have other clients right now, just not on the scale of this potential huge client. I was told that my initial salary would be equal to what I'm making now, but if we land this client it could go up a lot more. I have a wife and child which should and will play a part in my decision if I should take this job. We do though have family that if crap hit the fan we could live with until we got back on our feet. So with the information provided, does this sound like a good opportunity and should I take it? This is a huge decision and the reason I'm asking the question here is because there are a lot of people here that have probably faced this decision before.

    We usually put unnecessary checks in our business logic to avoid failures. Eg. 1. public ObjectABC funcABC(){ ObjectABC obj = new ObjectABC; .......... .......... //its never set to null here. .......... return obj; } ObjectABC o = funABC(); if(o!=null){ //do something } Why do we need this null check if we are sure that it will never be null? Is it a good practice or not? 2. int pplReached = funA(..,..,..); int totalPpl = funB(..,..,..); funA() just puts a few more restriction over result of funB(). Double percentage = (totalPpl==0||totalPpl<pplReached) ? 0.0 : pplReached/totalPpl; Do we again need this check? The questions is: Aren't we swallowing some fundamental issue by putting such checks? Issues which should be shown ideally, are avoided by putting these checks. What is the recommended way?

  • For business people to manage, keep binary images in MySQL or just the urls?

    Hello everyone: I am working on a task to enable image uploading and auto-scaling(from full sized to thumbnail) by jQuery & PHP. I can naturally come up with two approaches : First, store both images as binary objects directly into MySQL; Second, store only urls to the images and keep the images somewhere on server. The images are for everyone to view, so there are no security restrictions, as far as I know. Personally I don't have any preference, however, at the end of the day, it is the business people that are going to manage the images as part of the system(CRUD). So I am wondering which seems to be a bit better for them? Of course I am building a easy-to-use, visualize web interface for the staff to control the process, but I am not sure if that is enough. Lessons told me that if I don't think for the future and seek the most flexible approach, the I will probably screw myself sooner or later. PS.     Hi, I am using the Silvelight Business Application template. I wrote a function which uses Membership.getUserList function to return the user list. I tried exposing it as Service using WCF. But when I try to compile the client side code it throws a warning saying "Client Proxy Generation for user_authentication.Web.Service1 failed'. Why does it happen?
