• PASS Summit 2011 &ndash; Part IV

  This is the final blog for my PASS Summit 2011 series.  Well okay, a mini-series, I guess. On the last day of the conference, I attended Keith Elmore’ and Boris Baryshnikov’s (both from Microsoft) “Introducing the Microsoft SQL Server Code Named “Denali” Performance Dashboard Reports, Jeremiah Peschka’s (blog|twitter) “Rewrite your T-SQL for Great Good!”, and Kimberly Tripp’s (blog|twitter) “Isolated Disasters in VLDBs”. Keith and Boris talked about the lifecycle of a session, figuring out the running time and the waiting time.  They pointed out the transient nature of the reports.  You could be drilling into it to uncover a problem, but the session may have ended by the time you’ve drilled all of the way down.  Also, the reports are for troubleshooting live problems and not historical ones.  You can use Management Data Warehouse for historical troubleshooting.  The reports provide similar benefits to the Activity Monitor, however Activity Monitor doesn’t provide context sensitive drill through. One thing I learned in Keith’s and Boris’ session was that the buffer cache hit ratio should really never be below 87% due to the read-ahead mechanism in SQL Server.  When a page is read, it will read the entire extent.  So for every page read, you get 7 more read.  If you need any of those 7 extra pages, well they are already in cache.  I had a lot of fun in Jeremiah’s session about refactoring code plus I learned a lot.  His slides were visually presented in a fun way, which just made for a more upbeat presentation.  Jeremiah says that before you start refactoring, you should look at your system.  Investigate missing or too many indexes, out-of-date statistics, and other areas that could be leading to your code running slow.  He talked about code standards.  He suggested using common abbreviations for aliases instead of one-letter aliases.  I’m a big offender of one-letter aliases, but he makes a good point.  He said that join order does not matter to the optimizer, but it does matter to those who have to read your code.  Now let’s get into refactoring! Eliminate useless things – useless/unneeded joins and columns.  If you don’t need it, get rid of it! Instead of using DISTINCT/JOIN, replace with EXISTS Simplify your conditions; use UNION or better yet UNION ALL instead of OR to avoid a scan and use indexes for each union query Branching logic – instead of IF this, IF that, and on and on…use dynamic SQL (sp_executesql, please!) or use a parameterized query in the application Correlated subqueries – YUCK! Replace with a join Eliminate repeated patterns Last, but certainly not least, was Kimberly’s session.  Kimberly is my favorite speaker.  I attended her two-day pre-conference seminar at PASS Summit 2005 as well as a SQL Immersion Event last December.  Did I mention she’s my favorite speaker?  Okay, enough of that. Kimberly’s session was packed with demos.  I had seen some of it in the SQL Immersion Event, but it was very nice to get a refresher on these, especially since I’ve got a VLDB with some growing pains.  One key takeaway from her session is the idea to use a log shipping solution with a load delay, such as 6, 8, or 24 hours behind the primary.  In the case of say an accidentally dropped table in a VLDB, we could retrieve it from the secondary database rather than waiting an eternity for a restore to complete.  Kimberly let us know that in SQL Server 2012 (it finally has a name!), online rebuilds are supported even if there are LOB columns in your table.  This will simplify custom code that intelligently figures out if an online rebuild is possible. There was actually one last time slot for sessions that day, but I had an airplane to catch and my kids to see!

• How to set default xrandr settings?

  I'm trying to enable dual monitors in Ubuntu. This is working fine, but every time I do it, desktop effects is disabled. I think I've found the reason why, though: https://wiki.ubuntu.com/X/Config/Multihead/ As with the GNOME XRandR configuration method, setting Virtual to too large a value may result in a loss of hardware acceleration, and thus an inability to use Compiz and its desktop effects. When I use the GNOME monitor applet, or the Monitors configuration in the System menu, the default xrandr settings puts the second monitor to the right of the first, and, as I found with this bug, for most monitors this creates a virtual desktop larger than the maximum 2048 horizontal resolution needed for hardware acceleration on my netbook hardware. So, it seems like if I can modify xrandr's default settings so that it places the new desktop above or below (north or south of) the main LVDS display, then hardware acceleration, and therefore compiz will continue to work. Can anyone tell me, what is the easiest way to achieve this? UPDATE: I have confirmed that multihead support with desktop effects and hardware acceleration works when I move the external monitor display north of the main LVDS display. Right now this involves the following process: plugging in the external monitor, starting the Monitors configuration menu, desktop effects are disabled automatically (and all of the windows on my workspaces are moved to the first workspace), repositioning the external display so that it is north of LVDS display and clicking apply, and then navigating to the Appearance menu and telling it to reenable desktop effects. Is there a simpler way do this? UPDATE 2: OK, so I thought that perhaps the GNOME Monitors configuration screen was trying to be clever, and might be disbling desktop effects. So, I just tried using the xrandr command-line client instead, as follows: xrandr --output VGA1 --above LVDS1 When I do that, desktop effects are still disabled, and I need to manually reenable them. This, despite the fact that hardware acceleration works, and there is never a point where hardware acceleration stops working because the horizontal dimension of the virtual display is too large. So what program is trying to be clever, and is turning off desktop effects when it doesn't need to? And how do I make it stop? If there were a way to re-enable desktop effects from the command line, which I could then put into a script along with the proper xrandr invocation, I would accept that as a workaround. UPDATE 3: OK, here's my script to enable a second monitor with desktop effects. It might be evil, I'm not sure: second-monitor.sh xrandr --output VGA1 --above LVDS1 sleep 3 compiz --replace & The sleep statement might not be necessary. If there's a better way to do this, please let me know. UPDATE 4: This is a Dell Mini Inspiron 1012. • T-SQL Tuesday - the swag

  This month’s T-SQL Tuesday is hosted by Kendal van Dyke (@SQLDBA), and is on the topic of swag. He asks about the best SQL Server swag that we’ve ever received from a conference. I can’t say I ever focus on getting the swag at conferences, as I see some people doing. I know there are plenty of people that get around all the sponsors as soon as they’ve arrived, collecting whatever goodies they can, sometimes as token gifts for those at home, sometimes as giveaways for the user groups they attend. I remember a few years ago at my first PASS Summit, the SQLCAT team gave me a large pile of leftover SQL Server swag to give away to my user group – piles of branded things to stop your phone sliding off your car dashboard, and other things. The user group members thought it was great, and over the course of a few months, happily cleared me out of it all. I tend to consider swag to be something that you haven’t earned except by being at a conference, and there was no winning associated with it, it was simply a giveaway item at a sponsor booth. That means I don’t include the HP Mini laptop that was given away at TechEd Australia a few years ago to every attendee, or the SQL Server bag and Camelbak bottle that I was given as a thank-you for writing a guest blog post (which I use as my regular laptop bag and water bottle for work). I don’t even include the copy of Midtown Madness that I got as a door prize at my vey first TechEd event in 1999 (that was a really good game, and even meant that when I went to Chicago last year, I felt a strange familiarity about the place). I don’t want to include shirts in the mix either. I was given a nice SQL Server shirt about five years ago TechEd Australia. It’s a business shirt (buttons, cuffs, pocket on the chest), black with the SQL Server logo on it. It was such a nice shirt that I commented about it to the Product Marketing Manager for Australia (Christine, at the time), who unexpectedly arranged for me to get another one. That was certainly an improvement on the tent I was given at one of the MVP conference I attended. So when I consider these ‘rules’, two pieces of swag come to mind, and I think both were at PASS Summits (although I can’t be sure). One was a hand-warmer from HP, one of the “crystallisation-type” ones, which proved extremely popular when I got home, until one day when it didn’t survive being recharged – not overly SQL related, but still it was good swag. The other was an umbrella, from expressor, which was from the PASS Summit in 2010, my first PASS Summit. I remember it well – Blythe Morrow (now Gietz) (@blythemorrow) was working the booth, having stopped working for PASS some time before, but she’d been on my list of people to meet, as I’d had plenty of contact with her while she’d worked at PASS, my being a chapter leader and general volunteer. There had been an expressor dinner on one of the first evenings, which I’d been asked to be at, which is when I’d met lots of SQL people in person for the first time, including Ted Krueger (@onpnt), Jessica Moss (@jessicamoss) and Blythe. Anyway, at some point the next day I swung by their booth to say hello and thank them for the dinner, and Blythe says “Oh, we have the best swag – here!” and handed me an umbrella. And she was right. • 256 Worker Role 3D Rendering Demo is now a Lab on my Azure Course

  Ever since I came up with the crazy idea of creating an Azure application that would spin up 256 worker roles (please vote if you like it ) to render a 3D animation created using the Kinect depth camera I have been trying to think of something useful to do with it. I have also been busy working on developing training materials for a Windows Azure course that I will be delivering through a training partner in Stockholm, and for customers wanting to learn Windows Azure. I hit on the idea of combining the render demo and a course lab and creating a lab where the students would create and deploy their own mini render farms, which would participate in a single render job, consisting of 2,000 frames. The architecture of the solution is shown below. As students would be creating and deploying their own applications, I thought it would be fun to introduce some competitiveness into the lab. In the 256 worker role demo I capture the rendering statistics for each role, so it was fairly simple to include the students name in these statistics. This allowed the process monitor application to capture the number of frames each student had rendered and display a high-score table. When I demoed the application I deployed one instance that started rendering a frame every few minutes, and the challenge for the students was to deploy and scale their applications, and then overtake my single role instance by the end of the lab time. I had the process monitor running on the projector during the lab so the class could see the progress of their deployments, and how they were performing against my implementation and their classmates. When I tested the lab for the first time in Oslo last week it was a great success, the students were keen to be the first to build and deploy their solution and then watch the frames appear. As the students mostly had MSDN suspicions they were able to scale to the full 20 worker role instances and before long we had over 100 worker roles working on the animation. There were, however, a few issues who the couple of issues caused by the competitive nature of the lab. The first student to scale the application to 20 instances would render the most frames and win; there was no way for others to catch up. Also, as they were competing against each other, there was no incentive to help others on the course get their application up and running. I have now re-written the lab to divide the student into teams that will compete to render the most frames. This means that if one developer on the team can deploy and scale quickly, the other team still has a chance to catch up. It also means that if a student finishes quickly and puts their team in the lead they will have an incentive to help the other developers on their team get up and running. As I was using “Sharks with Lasers” for a lot of my demos, and reserved the sharkswithfreakinlasers namespaces for some of the Azure services (well somebody had to do it), the students came up with some creative alternatives, like “Camels with Cannons” and “Honey Badgers with Homing Missiles”. That gave me the idea for the teams having to choose a creative name involving animals and weapons. The team rendering architecture diagram is shown below.   Render Challenge Rules In order to ensure fair play a number of rules are imposed on the lab. ·         The class will be divided into teams, each team choses a name. ·         The team name must consist of a ferocious animal combined with a hazardous weapon. ·         Teams can allocate as many worker roles as they can muster to the render job. ·         Frame processing statistics and rendered frames will be vigilantly monitored; any cheating, tampering, and other foul play will result in penalties. The screenshot below shows an example of the team render farm in action, Badgers with Bombs have taken a lead over Camels with Cannons, and both are  leaving the Sharks with Lasers standing. • Bose USB audio: crackling popping sound, eventually die

  I've been trying to troubleshoot this issue for a while now. Any help would be much appreciated. I'm having trouble getting my Bose "Companion 5 multimedia speakers" working with my installation of Ubuntu 12.04 (link to Bose product here: http://www.bose.com/controller?url=/shop_online/digital_music_systems/computer_speakers/companion_5/index.jsp ). The issue seems to be low level (not just Ubuntu). What happens: When I boot into Ubuntu, I can get Rhythm box to play ok. However, if I try anything else (an .avi file, a webpage, or Clementine player with mp3 files) I get crackling, popping, or choppy sounds. If I move the mouse around, especially if it seems graphic intensive, the problem gets worse (more crackling noises). The more taxing it appears to be, the more likely it is that the sound will just die altogether until I reboot. For some reason the videos at www.bloomberg.com seem especially bad for it (my sound normally goes dead in under 45 seconds and won't work until reboot). Both my desktop running Ubuntu 12.04 and my laptop (running the same) have the same crackling problem. Troubleshooting so far: A friend of mine who knows linux well tried to solve it for me without any luck. He took pulseaudio out of the equation, but still had the problem just using AlSA. Among the many things he tried was adjusting the latency, but that didn't help either. I've also tried things like adjusting the USB device settings in the config file from -2 to -1 so that it will use my USB sound and I also commented out the lines that would stop that. These don't do anything. (That really seems like it's for someone who is getting no sound at all, so it's not surprising this won't work.) My friend's laptop running his Archlinux could play my Bose USB speakers without any problems. I also tried setting my daemon.conf file to use 6 channels (based on this http://lotphelp.com/lotp/configure-ubuntu-51-surround-sound ) but that didn't work either. I recently used a DVD to boot into Ubuntu Studio 12.04 (because it uses a live audio kernel) and this happened: I got perfect sound for a minute or two When I started moving windows around while sound was playing, the sound died again. Perhaps more interesting: There is a headphone out jack on the Bose system. When I use it, the audio is perfect for all applications (even the deadly bloomberg.com videos with .avi playing at the same time and moving around windows). Also, there is an audio-in jack on the Bose system. I can use a male-to-male mini jack to go from my soundcard's output to the Bose input and then all sound works perfectly. -However, it still requires the Bose to be plugged in to USB, otherwise I lose all sound. Any thoughts? Any suggestions for trouble shooting? (Or any suggestions for somewhere else to post to solve this?) Any logs or other files I can provide to help someone help me work this out? Your help is much appreciated! Rick BTW: I sometimes get people posting responses like "My Bose USB system works great with Ubuntu 12.04," without any more details. Is there anything I should ask such people to narrow down my problem? (It's kind of annoying to hear such a response because it doesn't help solve my problem.)

• Impressions of my ASUS eee slate EP121 - Dual core 4GB, 64GB SSD

  This thing is lovely, very nice bluetooth keyboard that has nice feedback on the keypress, there is no mouse but you can use the stylus or get yourself a bluetooth mouse, me, I've opted for a Microsoft ARC mouse which is a delight to use, the USB doors are a pain to open for the first time if like me you don't have any finger nails. It came as a suprise that the slate shows four processors, Dual Core with multi-threading, I didn't really look at the processor I was more interested in the amount of memory and the SSD; you don't get the full 4GB even with the 64 bit version of Windows 7 installed (which I immediately upgraded to Ultimate through my MSDN subscription). The box is extremely responsive - extremely, it loads Winword in literally a second. I've got office 2010 and onenote 2010 on there now; one problem is that on applying all (43) windows updates since the upgrade the machine is still sat on step 3 of 3 on the start up configuring updates screen after about an hour, you can't turn this machine off without using a paper clip to reset it and as I have just found you need a paper clip :). Installing Windows 7 SP1 was effortless. One of the first things I did on it was to reduce the size of the font, by default its set at 125%, my eye sight is ok :) so I've set that back down. Amazon Kindle for the PC works really well, plenty of text on the screen when viewed portrait, the case it comes with also allows the slate to stand up in various positions - portrait, horizontal - seems stable enough. The wireless works well, seems to have a better signal than my other two laptop machines which is good news. The gadget passed the pose test at work :). I use offline files to keep a copy of all my work stuff locally, I'm not sure what it is, well, its probably my server but whenever I try and sync it runs for a couple of minutes then fails with network name no longer contactable, funnily enough its fine from my big laptop so I can only guess this may be a driver type issue on the EP121 itself - very odd and very annoying. I do a lot of presenting and need to plug into a VGA project because most sites that's all that is offered, the EP121 has a mini-hdmi output which is great except for this scenario, hdmi is digital, vga is analogue, you will struggle to find a cost effective solution, I found HDFury and also a device HP do, however, a better solution appears to be getting a USB graphics adapter for instance the one I've ordered is the ClimaxDigital USB 2.0 to DVI,VGA or HDMI Adaptor which gives everything I need - VGA and DVI output and great resolution as well - ok, so fingers crossed because I'm presenting next Wednesday in Edinburgh and not taking my 300kg lenovo w700 (I'm sure my back just sighed in relief) - it certainly works really well on my LED TV, the install was simple - it just works! One of the several reasons for buying this piece of kit was to use it on my LED TV to remote into my main machine to check stuff whilst sat in my living room, also to watch webcasts and lecture videos in comfort away from my office, because of the wireless speed and limitation I'm opting for a USB network adapter from Belkin - that will also allow me to take advantage of my home gigabit network, there are only 2 usb ports on the slate so I'm going to knock up a hub so connecting it in is straight forward and simple, I'm also going to purchase a second power supply so I don't have to faff about with that either.I now have the developer x64 edition of SQL Server 2008 R2, yes everything :) - about 16GB left to play with on the machine now but that will be fine, I'll put AdventureWorks on there so I can play and demo stuff which is all I'm after from this, my development machine is significantly more powerful and meets my storage needs too.Travel test this weekend and next week, I'm in Dundee for my final exam for the masters degree.

• SQL Azure: Notes on Building a Shard Technology

  In Chapter 10 of the book on SQL Azure (http://www.apress.com/book/view/9781430229612) I am co-authoring, I am digging deeper in what it takes to write a Shard. It's actually a pretty cool exercise, and I wanted to share some thoughts on how I am designing the technology. A Shard is a technology that spreads the load of database requests over multiple databases, as transparently as possible. The type of shard I am building is called a Vertical Partition Shard  (VPS). A VPS is a mechanism by which the data is stored in one or more databases behind the scenes, but your code has no idea at design time which data is in which database. It's like having a mini cloud for records instead of services. Imagine you have three SQL Azure databases that have the same schema (DB1, DB2 and DB3), you would like to issue a SELECT * FROM Users on all three databases, concatenate the results into a single resultset, and order by last name. Imagine you want to ensure your code doesn't need to change if you add a new database to the shard (DB4). Now imagine that you want to make sure all three databases are queried at the same time, in a multi-threaded manner so your code doesn't have to wait for three database calls sequentially. Then, imagine you would like to obtain a breadcrumb (in the form of a new, virtual column) that gives you a hint as to which database a record came from, so that you could update it if needed. Now imagine all that is done through the standard SqlClient library... and you have the Shard I am currently building. Here are some lessons learned and techniques I am using with this shard: Parellel Processing: Querying databases in parallel is not too hard using the Task Parallel Library; all you need is to lock your resources when needed Deleting/Updating Data: That's not too bad either as long as you have a breadcrumb. However it becomes more difficult if you need to update a single record and you don't know in which database it is. Inserting Data: I am using a round-robin approach in which each new insert request is directed to the next database in the shard. Not sure how to deal with Bulk Loads just yet... Shard Databases:  I use a static collection of SqlConnection objects which needs to be loaded once; from there on all the Shard commands use this collection Extension Methods: In order to make it look like the Shard commands are part of the SqlClient class I use extension methods. For example I added ExecuteShardQuery and ExecuteShardNonQuery methods to SqlClient. Exceptions: Capturing exceptions in a multi-threaded code is interesting... but I kept it simple for now. I am using the ConcurrentQueue to store my exceptions. Database GUID: Every database in the shard is given a GUID, which is calculated based on the connection string's values. DataTable. The Shard methods return a DataTable object which can be bound to objects.  I will be sharing the code soon as an open-source project in CodePlex.   Have you ever wanted to play an audio or video file but didn’t have the proper codec installed? Today we’ll show how to determine codecs, along with a host of other technical details about your media files with MediaInfo. Installation Download and install MediaInfo. You can find the download link at the bottom of the page. Note: When installing MediaInfo there is a recommended software bundle which you can opt out of by selecting Do not install option. Each recommended software choice may be different, like in this example it offers Spyware Terminator. The cool thing though is they use Open Candy which opts you out of the install. Just double check to make sure you’re not installing extra crapware. Using MediaInfo The first time you run MediaInfo it will display the Preferences window. There are various option such as language, output format, and whether or not you want MediaInfo to check for new versions. Click OK. Select a file or folder to analyze by clicking on the File or Folder icons on the left of the application window or by selecting File > Open from the menu. You can also drag and drop a file directly onto the application. MediaInfo will display details of your media file. In Basic view, you’ll see basic information. Notice in the example below the video and audio codecs, along with file size, running time of the media file, and even the application used to create the video file (Writing application).    You can switch to some of the other views by selecting View from the Menu and choosing form the dropdown list.   Sheet View will present the information a bit more clearly. You can see in the example below that the video and audio codec are listing in clearly identified columns. (AVC is often more commonly referred to H.264.)   Tree View is perhaps the most detailed. You can see from the example below the codec used for this AVI file is XviD.   Scrolling down even further you’ll see additional information like video and audio bit rates, frame rate, aspect ratio, and more.   In Basic View (and also in Sheet view) you can click to find a player for your file. In this instance with an MP4 file, it took me to the download page for Quicktime. This is by no means the only media player for this file, but if you are stuck for how to play a media file, this will forward you to a solution that works. You can do the same thing with Video codec. Click Go to the web site of this video codec to find a download.   MediaInfo is a simple but powerful tool that can be used to discover the details of a media file, or just to find a compatible codec. It works with most any video file type and is available for Windows, Mac, and Linux. Some Mac and Linux versions, however, are currently command line only. • First Impressions of a MacBook (from a PC guy)

  Disclaimer: I've been a PC guy my entire working career. I'd probably characterize myself as a power user. Never afraid to bust out the console line. But working with a Mac is totally foreign to me. So for those Mac guys who are curious, this is how your world appears from the outside to a computer literate person :)My Macbook Air has arrived! And it's a thing of beauty:First, the specs: 13" MacBook Air, 2.0GHz Core i7 processor. Upgraded to 8GB of RAM for an additional $100, SSD flash storage  = 256GB. The plan is ultimately to use this baby for some iOS development but also some decent lifting in Windows with Visual Studio. Done a lot of reading  and between VMWare Fusion, Parallels and Bootcamp...I'm going to go with VMWare Fusion for $49.99And now my impressions (please re-read disclaimer before proceeding!):I open the box and am trying to understand exactly how the magsafe connector works (and how to disconnect it).  Why does it have two socket outlet plugs? Who knows.  I feel like Hansel in Zoolander. The files are "in" the computer.Stuck in my external hard drive (usb). So how do I get to the files? To the Googles!Argh...it can't read my external NTFS drive. Fat32 can't support field over 4GB…problematic since some of my existing VMWare image files are much larger than 4GB. Didn't see this coming.Three year old loves iPhoto. Super easy to use. Don't even know what I'm doing but I've already (accidentally) discovered the image filtering options. Fun stuff.First thing I downloaded ever => Chrome. I need something to ground me, something familiar. My token, if you will (sorry, gratuitous Inception joke).Ok, I get it… Finder == windows explorer. But where is my hierarchical structure? All these things I'm downloading…these .dmg files (bad name) where are they going? I don't like this paradigm, it's confusing. In a weird way it's actually worse on a Mac if thats possible. This is not the MacBook's fault…this is a software design issue. Overall: UI will take some getting used to. • Down Tools Week Cometh: Kissing Goodbye to CVs/Resumes and Cover Letters

  I haven't blogged about what I'm doing in my (not so new) temporary role as Red Gate's technical recruiter, mostly because it's been routine, business as usual stuff, and because I've been trying to understand the role by doing it. I think now though the time has come to get a little more radical, so I'm going to tell you why I want to largely eliminate CVs/resumes and cover letters from the application process for some of our technical roles, and why I think that might be a good thing for candidates (and for us). I have a terrible confession to make, or at least it's a terrible confession for a recruiter: I don't really like CV sifting, or reading cover letters, and, unless I've misread the mood around here, neither does anybody else. It's dull, it's time-consuming, and it's somewhat soul destroying because, when all is said and done, you're being paid to be incredibly judgemental about people based on relatively little information. I feel like I've dirtied myself by saying that - I mean, after all, it's a core part of my job - but it sucks, it really does. (And, of course, the truth is I'm still a software engineer at heart, and I'm always looking for ways to do things better.) On the flip side, I've never met anyone who likes writing their CV. It takes hours and hours of faffing around and massaging it into shape, and the whole process is beset by a gnawing anxiety, frustration, and insecurity. All you really want is a chance to demonstrate your skills - not just talk about them - and how do you do that in a CV or cover letter? Often the best candidates will include samples of their work (a portfolio, screenshots, links to websites, product downloads, etc.), but sometimes this isn't possible, or may not be appropriate, or you just don't think you're allowed because of what your school/university careers service has told you (more commonly an issue with grads, obviously). And what are we actually trying to find out about people with all of this? I think the common criteria are actually pretty basic: Smart Gets things done (thanks for these two Joel) Not an a55hole* (sorry, have to get around Simple Talk's swear filter - and thanks to Professor Robert I. Sutton for this one) *Of course, everyone has off days, and I don't honestly think we're too worried about somebody being a bit grumpy every now and again. We can do a bit better than this in the context of the roles I'm talking about: we can be more specific about what "gets things done" means, at least in part. For software engineers and interns, the non-exhaustive meaning of "gets things done" is: Excellent coder For test engineers, the non-exhaustive meaning of "gets things done" is: Good at finding problems in software Competent coder Team player, etc., to me, are covered by "not an a55hole". I don't expect people to be the life and soul of the party, or a wild extrovert - that's not what team player means, and it's not what "not an a55hole" means. Some of our best technical staff are quiet, introverted types, but they're still pleasant to work with. My problem is that I don't think the initial sift really helps us find out whether people are smart and get things done with any great efficacy. It's better than nothing, for sure, but it's not as good as it could be. It's also contentious, and potentially unfair/inequitable - if you want to get an idea of what I mean by this, check out the background information section at the bottom. Before I go any further, let's look at the Red Gate recruitment process for technical staff* as it stands now: (LOTS of) People apply for jobs. All these applications go through a brutal process of manual sifting, which eliminates between 75 and 90% of them, depending upon the role, and the time of year**. Depending upon the role, those who pass the sift will be sent an assessment or telescreened. For the purposes of this blog post I'm only interested in those that are sent some sort of programming assessment, or bug hunt. This means software engineers, test engineers, and software interns, which are the roles for which I receive the most applications. The telescreen tends to be reserved for project or product managers. Those that pass the assessment are invited in for first interview. This interview is mostly about assessing their technical skills***, although we're obviously on the look out for cultural fit red flags as well. If the first interview goes well we'll invite candidates back for a second interview. This is where team/cultural fit is really scoped out. We also use this interview to dive more deeply into certain areas of their skillset, and explore any concerns that may have come out of the first interview (these obviously won't have been serious or obvious enough to cause a rejection at that point, but are things we do need to look into before we'd consider making an offer). We might subsequently invite them in for lunch before we make them an offer. This tends to happen when we're recruiting somebody for a specific team and we'd like them to meet all the people they'll be working with directly. It's not an interview per se, but can prove pivotal if they don't gel with the team. Anyone who's made it this far will receive an offer from us. *We have a slightly quirky definition of "technical staff" as it relates to the technical recruiter role here. It includes software engineers, test engineers, software interns, user experience specialists, technical authors, project managers, product managers, and development managers, but does not include product support or information systems roles. **For example, the quality of graduate applicants overall noticeably drops as the academic year wears on, which is not to say that by now there aren't still stars in there, just that they're fewer and further between. ***Some organisations prefer to assess for team fit first, but I think assessing technical skills is a more effective initial filter - if they're the nicest person in the world, but can't cut a line of code they're not going to work out. Now, as I suggested in the title, Red Gate's Down Tools Week is upon us once again - next week in fact - and I had proposed as a project that we refactor and automate the first stage of marking our programming assessments. Marking assessments, and in fact organising the marking of them, is a somewhat time-consuming process, and we receive many assessment solutions that just don't make the cut, for whatever reason. Whilst I don't think it's possible to fully automate marking, I do think it ought to be possible to run a suite of automated tests over each candidate's solution to see whether or not it behaves correctly and, if it does, move on to a manual stage where we examine the code for structure, decomposition, style, readability, maintainability, etc. Obviously it's possible to use tools to generate potentially helpful metrics for some of these indices as well. This would obviously reduce the marking workload, and would provide candidates with quicker feedback about whether they've been successful - though I do wonder if waiting a tactful interval before sending a (nicely written) rejection might be wise. I duly scrawled out a picture of my ideal process, which looked like this: The problem is, as soon as I'd roughed it out, I realised that fundamentally it wasn't an ideal process at all, which explained the gnawing feeling of cognitive dissonance I'd been wrestling with all week, whilst I'd been trying to find time to do this. Here's what I mean. Automated assessment marking, and the associated infrastructure around that, makes it much easier for us to deal with large numbers of assessments. This means we can be much more permissive about who we send assessments out to or, in other words, we can give more candidates the opportunity to really demonstrate their skills to us. And this leads to a question: why not give everyone the opportunity to demonstrate their skills, to show that they're smart and can get things done? (Two or three of us even discussed this in the down tools week hustings earlier this week.) And isn't this a lot simpler than the alternative we'd been considering? (FYI, this was automated CV/cover letter sifting by some form of textual analysis to ideally eliminate the worst 50% or so of applications based on an analysis of the 20,000 or so historical applications we've received since 2007 - definitely not the basic keyword analysis beloved of recruitment agencies, since this would eliminate hardly anyone who was awful, but definitely would eliminate stellar Oxbridge candidates - #fail - or some nightmarishly complex Google-like system where we profile all our currently employees, only to realise that we're never going to get representative results because we don't have a statistically significant sample size in any given role - also #fail.) No, I think the new way is better. We let people self-select. We make them the masters (or mistresses) of their own destiny. We give applicants the power - we put their fate in their hands - by giving them the chance to demonstrate their skills, which is what they really want anyway, instead of requiring that they spend hours and hours creating a CV and cover letter that I'm going to evaluate for suitability, and make a value judgement about, in approximately 1 minute (give or take). It doesn't matter what university you attended, it doesn't matter if you had a bad year when you took your A-levels - here's your chance to shine, so take it and run with it. (As a side benefit, we cut the number of applications we have to sift by something like two thirds.) WIN! OK, yeah, sounds good, but will it actually work? That's an excellent question. My gut feeling is yes, and I'll justify why below (and hopefully have gone some way towards doing that above as well), but what I'm proposing here is really that we run an experiment for a period of time - probably a couple of months or so - and measure the outcomes we see: How many people apply? (Wouldn't be surprised or alarmed to see this cut by a factor of ten.) How many of them submit a good assessment? (More/less than at present?) How much overhead is there for us in dealing with these assessments compared to now? What are the success and failure rates at each interview stage compared to now? How many people are we hiring at the end of it compared to now? I think it'll work because I hypothesize that, amongst other things: It self-selects for people who really want to work at Red Gate which, at the moment, is something I have to try and assess based on their CV and cover letter - but if you're not that bothered about working here, why would you complete the assessment? Candidates who would submit a shoddy application probably won't feel motivated to do the assessment. Candidates who would demonstrate good attention to detail in their CV/cover letter will demonstrate good attention to detail in the assessment. In general, only the better candidates will complete and submit the assessment. Marking assessments is much less work so we'll be able to deal with any increase that we see (hopefully we will see). There are obviously other questions as well: Is plagiarism going to be a problem? Is there any way we can detect/discourage potential plagiarism? How do we assess candidates' education and experience? What about their ability to communicate in writing? Do we still want them to submit a CV afterwards if they pass assessment? Do we want to offer them the opportunity to tell us a bit about why they'd like the job when they submit their assessment? How does this affect our relationship with recruitment agencies we might use to hire for these roles? So, what's the objective for next week's Down Tools Week? Pretty simple really - we want to implement this process for the Graduate Software Engineer and Software Engineer positions that you can find on our website. I will be joined by a crack team of our best developers (Kevin Boyle, and new Red-Gater, Sam Blackburn), and recruiting hostess with the mostest Laura McQuillen, and hopefully a couple of others as well - if I can successfully twist more arms before Monday.* Hopefully by next Friday our experiment will be up and running, and we may have changed the way Red Gate recruits software engineers for good!   Just thought I would get a couple of notes up here for reference to anyone that is interested...it is now Feb 2011 and I have not been posting here enough to remember this blog. Back in Nov 2010 I ordered the Ti launchpad msp430, it is a little target board kit replete with a mini USB cable, two very inexpensive programmable mcu's and a couple of pin headers with a couple of led's on board, a spi connector some on board jumpers and two programmable micro switches....all for less than $5.00...INCLUDING SHIPPING!!....not bad when the ardruino's are running around 20.00 for the target board, atmega328 and cable off of eBay...I wont even mention the microchip pic right now.  Naw, for $5.00 the Ti launchpad kit is about the cheapest fun around...if-uns your a geek that is... Well, the launchpad was backordered for almost two months, came like Xmas eve in fact...I had almost forgotten it!! And really, it was way late and not my idea of an Xmas present for myself.  That would of been the web expressions 4 I bought a few weeks back.  With all the holidays, I did not even look at it till last week, in fact I passed the wrapped board around at my local ham club meeting during points of personal privilege....some oh's and ahhs but mostly duhs...I actually ordered it to avoid downloading the huge code compressor studio 4 (CCS) that was supposed to be included on the cd.  No cd.  I had already downloaded IAR  another programming IDE for these little micro bugs. In my spare time I toyed with IAR and the launchpad board but after about two days of playing delete the driver with windows I decided to just download CCS 4, the code limited version, and give that a shot......CCS 4, is a good rewrite from the earlier versions, it is based on Eclipse as an IDE and includes the drivers for the msp430 target board I received in the kit.  Once installed I quickly configured the debugger for the target chip which was already plugged into the dip socket at the factory, msp430G2131 from he drop down list and clicked ok...I was in!! The CCS4 is full of bells and whistles compared to the IAR, which I would of preferred for the simplicity.  But the code compressor studio really does have it all!!..the code limited version is free, and of all things will give you java script editor box.  The whole layout in debugger mode reminds me of any modern programmer IDE...I mean sure give me Tex anytime but you simply must admire all the boxes and options included in the GUI.  It was a simple matter to check the assembly code in the flash and ram memory that came preloaded for the launchpad kit.  Assembly.  I am right now looking for my old assembly textbooks...sure I remember how to use mov and add etc but a couple of the commands are a little more than vague anymore.  Still, these little mcu's are about 50 cents each and might just work in a couple of projects I have lined up for the near future.  I may document the code here.  Luckily, I plan to write the code in c++ for the main project but if it has to be assembly, no prob.  For reference, the program that came already on the 2131 in the kit was a temperature indicator that alternately flashed red and green leds and changed the intensity of either depending on whether the temp was rising or falling...neat.  Neat enough that it might be worthwhile banging out a little GUI in windows 7 to test the new user device system calls, maybe put a temp gauge widget up on the desktop...just to keep from getting bored.  If you see some assembly code on this blog, you know I was doing something with one of the many mcu's out there.....thats all for now, more to follow...a bit later, of course.
