  • Down Tools Week Cometh: Kissing Goodbye to CVs/Resumes and Cover Letters

    I haven't blogged about what I'm doing in my (not so new) temporary role as Red Gate's technical recruiter, mostly because it's been routine, business as usual stuff, and because I've been trying to understand the role by doing it. I think now though the time has come to get a little more radical, so I'm going to tell you why I want to largely eliminate CVs/resumes and cover letters from the application process for some of our technical roles, and why I think that might be a good thing for candidates (and for us). I have a terrible confession to make, or at least it's a terrible confession for a recruiter: I don't really like CV sifting, or reading cover letters, and, unless I've misread the mood around here, neither does anybody else. It's dull, it's time-consuming, and it's somewhat soul destroying because, when all is said and done, you're being paid to be incredibly judgemental about people based on relatively little information. I feel like I've dirtied myself by saying that - I mean, after all, it's a core part of my job - but it sucks, it really does. (And, of course, the truth is I'm still a software engineer at heart, and I'm always looking for ways to do things better.) On the flip side, I've never met anyone who likes writing their CV. It takes hours and hours of faffing around and massaging it into shape, and the whole process is beset by a gnawing anxiety, frustration, and insecurity. All you really want is a chance to demonstrate your skills - not just talk about them - and how do you do that in a CV or cover letter? Often the best candidates will include samples of their work (a portfolio, screenshots, links to websites, product downloads, etc.), but sometimes this isn't possible, or may not be appropriate, or you just don't think you're allowed because of what your school/university careers service has told you (more commonly an issue with grads, obviously). And what are we actually trying to find out about people with all of this? I think the common criteria are actually pretty basic: Smart Gets things done (thanks for these two Joel) Not an a55hole* (sorry, have to get around Simple Talk's swear filter - and thanks to Professor Robert I. Sutton for this one) *Of course, everyone has off days, and I don't honestly think we're too worried about somebody being a bit grumpy every now and again. We can do a bit better than this in the context of the roles I'm talking about: we can be more specific about what "gets things done" means, at least in part. For software engineers and interns, the non-exhaustive meaning of "gets things done" is: Excellent coder For test engineers, the non-exhaustive meaning of "gets things done" is: Good at finding problems in software Competent coder Team player, etc., to me, are covered by "not an a55hole". I don't expect people to be the life and soul of the party, or a wild extrovert - that's not what team player means, and it's not what "not an a55hole" means. Some of our best technical staff are quiet, introverted types, but they're still pleasant to work with. My problem is that I don't think the initial sift really helps us find out whether people are smart and get things done with any great efficacy. It's better than nothing, for sure, but it's not as good as it could be. It's also contentious, and potentially unfair/inequitable - if you want to get an idea of what I mean by this, check out the background information section at the bottom. Before I go any further, let's look at the Red Gate recruitment process for technical staff* as it stands now: (LOTS of) People apply for jobs. All these applications go through a brutal process of manual sifting, which eliminates between 75 and 90% of them, depending upon the role, and the time of year**. Depending upon the role, those who pass the sift will be sent an assessment or telescreened. For the purposes of this blog post I'm only interested in those that are sent some sort of programming assessment, or bug hunt. This means software engineers, test engineers, and software interns, which are the roles for which I receive the most applications. The telescreen tends to be reserved for project or product managers. Those that pass the assessment are invited in for first interview. This interview is mostly about assessing their technical skills***, although we're obviously on the look out for cultural fit red flags as well. If the first interview goes well we'll invite candidates back for a second interview. This is where team/cultural fit is really scoped out. We also use this interview to dive more deeply into certain areas of their skillset, and explore any concerns that may have come out of the first interview (these obviously won't have been serious or obvious enough to cause a rejection at that point, but are things we do need to look into before we'd consider making an offer). We might subsequently invite them in for lunch before we make them an offer. This tends to happen when we're recruiting somebody for a specific team and we'd like them to meet all the people they'll be working with directly. It's not an interview per se, but can prove pivotal if they don't gel with the team. Anyone who's made it this far will receive an offer from us. *We have a slightly quirky definition of "technical staff" as it relates to the technical recruiter role here. It includes software engineers, test engineers, software interns, user experience specialists, technical authors, project managers, product managers, and development managers, but does not include product support or information systems roles. **For example, the quality of graduate applicants overall noticeably drops as the academic year wears on, which is not to say that by now there aren't still stars in there, just that they're fewer and further between. ***Some organisations prefer to assess for team fit first, but I think assessing technical skills is a more effective initial filter - if they're the nicest person in the world, but can't cut a line of code they're not going to work out. Now, as I suggested in the title, Red Gate's Down Tools Week is upon us once again - next week in fact - and I had proposed as a project that we refactor and automate the first stage of marking our programming assessments. Marking assessments, and in fact organising the marking of them, is a somewhat time-consuming process, and we receive many assessment solutions that just don't make the cut, for whatever reason. Whilst I don't think it's possible to fully automate marking, I do think it ought to be possible to run a suite of automated tests over each candidate's solution to see whether or not it behaves correctly and, if it does, move on to a manual stage where we examine the code for structure, decomposition, style, readability, maintainability, etc. Obviously it's possible to use tools to generate potentially helpful metrics for some of these indices as well. This would obviously reduce the marking workload, and would provide candidates with quicker feedback about whether they've been successful - though I do wonder if waiting a tactful interval before sending a (nicely written) rejection might be wise. I duly scrawled out a picture of my ideal process, which looked like this: The problem is, as soon as I'd roughed it out, I realised that fundamentally it wasn't an ideal process at all, which explained the gnawing feeling of cognitive dissonance I'd been wrestling with all week, whilst I'd been trying to find time to do this. Here's what I mean. Automated assessment marking, and the associated infrastructure around that, makes it much easier for us to deal with large numbers of assessments. This means we can be much more permissive about who we send assessments out to or, in other words, we can give more candidates the opportunity to really demonstrate their skills to us. And this leads to a question: why not give everyone the opportunity to demonstrate their skills, to show that they're smart and can get things done? (Two or three of us even discussed this in the down tools week hustings earlier this week.) And isn't this a lot simpler than the alternative we'd been considering? (FYI, this was automated CV/cover letter sifting by some form of textual analysis to ideally eliminate the worst 50% or so of applications based on an analysis of the 20,000 or so historical applications we've received since 2007 - definitely not the basic keyword analysis beloved of recruitment agencies, since this would eliminate hardly anyone who was awful, but definitely would eliminate stellar Oxbridge candidates - #fail - or some nightmarishly complex Google-like system where we profile all our currently employees, only to realise that we're never going to get representative results because we don't have a statistically significant sample size in any given role - also #fail.) No, I think the new way is better. We let people self-select. We make them the masters (or mistresses) of their own destiny. We give applicants the power - we put their fate in their hands - by giving them the chance to demonstrate their skills, which is what they really want anyway, instead of requiring that they spend hours and hours creating a CV and cover letter that I'm going to evaluate for suitability, and make a value judgement about, in approximately 1 minute (give or take). It doesn't matter what university you attended, it doesn't matter if you had a bad year when you took your A-levels - here's your chance to shine, so take it and run with it. (As a side benefit, we cut the number of applications we have to sift by something like two thirds.) WIN! OK, yeah, sounds good, but will it actually work? That's an excellent question. My gut feeling is yes, and I'll justify why below (and hopefully have gone some way towards doing that above as well), but what I'm proposing here is really that we run an experiment for a period of time - probably a couple of months or so - and measure the outcomes we see: How many people apply? (Wouldn't be surprised or alarmed to see this cut by a factor of ten.) How many of them submit a good assessment? (More/less than at present?) How much overhead is there for us in dealing with these assessments compared to now? What are the success and failure rates at each interview stage compared to now? How many people are we hiring at the end of it compared to now? I think it'll work because I hypothesize that, amongst other things: It self-selects for people who really want to work at Red Gate which, at the moment, is something I have to try and assess based on their CV and cover letter - but if you're not that bothered about working here, why would you complete the assessment? Candidates who would submit a shoddy application probably won't feel motivated to do the assessment. Candidates who would demonstrate good attention to detail in their CV/cover letter will demonstrate good attention to detail in the assessment. In general, only the better candidates will complete and submit the assessment. Marking assessments is much less work so we'll be able to deal with any increase that we see (hopefully we will see). There are obviously other questions as well: Is plagiarism going to be a problem? Is there any way we can detect/discourage potential plagiarism? How do we assess candidates' education and experience? What about their ability to communicate in writing? Do we still want them to submit a CV afterwards if they pass assessment? Do we want to offer them the opportunity to tell us a bit about why they'd like the job when they submit their assessment? How does this affect our relationship with recruitment agencies we might use to hire for these roles? So, what's the objective for next week's Down Tools Week? Pretty simple really - we want to implement this process for the Graduate Software Engineer and Software Engineer positions that you can find on our website. I will be joined by a crack team of our best developers (Kevin Boyle, and new Red-Gater, Sam Blackburn), and recruiting hostess with the mostest Laura McQuillen, and hopefully a couple of others as well - if I can successfully twist more arms before Monday.* Hopefully by next Friday our experiment will be up and running, and we may have changed the way Red Gate recruits software engineers for good! Stay tuned and we'll let you know how it goes! *I'm going to play dirty by offering them beer and chocolate during meetings. Some background information: how agonising over the initial CV/cover letter sift helped lead us to bin it off entirely The other day I was agonising about the new university/good degree grade versus poor A-level results issue, and decided to canvas for other opinions to see if there was something I could do that was fairer than my current approach, which is almost always to reject. This generated quite an involved discussion on our Yammer site: I'm sure you can glean a pretty good impression of my own educational prejudices from that discussion as well, although I'm very open to changing my opinion - hopefully you've already figured that out from reading the rest of this post. Hopefully you can also trace a logical path from agonising about sifting to, "Uh, hang on, why on earth are we doing this anyway?!?"   • Silverlight/Moonlight on Android devices

    Hi! I just got my first Android device, I love it... I also love the fact that you can create your own applications and distribute them as you please. I've read a little bit about Monodroid, and also that apparently Microsoft wants to put Silverlight on these devices, although there is not too much information about either of them... but what about Moonlight? If Monodroid is like Mono... why do we need it? wouldn't be better having Moonlight instead? Therefore we could create rich applications for Android devices. In Silverlight 4, if you install the app locally as full trust, it won't depend on the cross domain policies and you can connect wherever you want... What do you think?

  • How can I truncate an NSString to a set length?

    I searched, but surprisingly couldn't find an answer. I have a long NSString that I want to shorten. I want the maximum length to be around 20 characters. I read somewhere that the best solution is to use substringWithRange. Is this the best way to truncate a string? NSRange stringRange = {0,20}; NSString *myString = @"This is a string, it's a very long string, it's a very long string indeed"; NSString *shortString = [myString substringWithRange:stringRange]; It seems a little delicate (crashes if the string is shorter than the maximum length). I'm also not sure if it's Unicode-safe. Is there a better way to do it? Does anyone have a nice category for this?

  • WIF using SAML 2 protocol / Federate AD FS 2.0 with CAS

    I'am are trying to implement a Web SSO with claim based identity using WIF and AD FS 2.0 right now. Right now I have a existing ASP.Net application which delegates authentification to the AD FS 2.0 server and trust issued security tokens. That works just fine. However, in the organization there is an existing JA-SIG Central Authentication Service (CAS) server which supports the SAML 2 protocol. I would like to replace AD FS 2.0 with the existing CAS service. In my understanding WIF uses WS-Federation, which is like a container around a SAML token. Is it possible to use the plain SAML 2 protocol and it's bindings (redirect or POST)? If that is not possible (as I guess), a second alternative might be to use federate identity and federate AD FS 2.0 with CAS. Is that possible? There is little to no information about that on the web. Thanks :-)

  • Example WCF XML-RPC client C# code against custom XML-RPC server implementation?

    I have built my own little custom XML-RPC server, and since I'd like to keep things simple, on both server and client side (server side PHP runs, by the way), what I would like to accomplish is to create a simplest possible client in C# using WCF. Let's say that Contract for service exposed via XML-RPC is as follows. [ServiceContract] public interface IContract { [OperationContract(Action="Ping")] string Ping(); // server returns back string "Pong" [OperationContract(Action="Echo")] string Echo(string message); // server echoes back whatever message is } So, there are two example methods, one without any arguments, and another with simple string argument, both returning strings (just for sake of example). Service is exposed via http. What's next? Thanks for reading! P.S. I have done my homework of googling around for samples and similar, but all that I could come up with are some blog-related samples that use existing (and very big) classes, which implement correct IContract (or IBlogger) interfaces, so that most of what I am interested is hidden below several layers of abstraction...

    I've successfully used the Windows SendMessage method to help me do various things in my text editor, but each time I am just copying and pasting code suggested by others, and I don't really know what it means. There is always a cryptic message number that is a parameter. How do I know what these code numbers mean so that I can actually understand what is happening and (hopefully) be a little more self-sufficient in the future? Thanks.   • Rendering WPF DrawingGroup to single ImageSource

    Currently I'm using a System.Windows.Media.DrawingGroup to store some tiled images (ImageDrawing) inside the Children-DrawingCollection property. Well the problem is now, this method gets really slow if you display the entire DrawingGroup in an Image control, because my DrawingGroup can contain hundreds or even thousands of small images it can really mess up the performance. So my first thought was to somehow render a single image from all the small ones inside the DrawingGroup and then only display that image, that would be much faster. But as you might have figured out I haven't found any solution so simply combine several images with WPF Imaging. It would really be great if someone could help with this problem or tell me how i can improve the performance with the DrawingGroup or even use another approach. One last thing, currently I'm using a RenderTargetBitmap to generate a single BitmapSource from the DrawingGroup, this approach isn't really faster, but it makes the scrolling and working on the Image control at least a little smoother.

    I have a SQL Server 2008 DB. I want to extract SOME tables (and associated schema, constraints, indexes, etc) and create a SQL Server Express DB. It isn't a sync of the target, we stomp on it. We ONLY need to do this in the file system (not across the wire). We are not fond of the synchronization stuff and at this point don't know how to run SSIS. We are a C# shop and a little code is ok. Like using the C# bulk import stuff, but that won't create the schema. Suggestions?

  • Learning WPF and MVVM - best approach for learning from scratch

    Hello, I've got about three years c# experience. I'd like to learn some WPF and the MVVM pattern. There are a lot of links to articles on this site but I'm getting a little overwhelmed. Would a sensible approach for a begginer to be forget mvvm for a while and just quickly learn a bit a of WPF, then come back to MVVM? I had a leaf through this book in work today, it doesn't seem to mention MVVM (at least not in the index). I was pretty surprised by this as I thought MVVM was supposed to be the "lingua franca" of WPF? Also I've just started working at a new company and they are using MVVM with WinForms, has anyone come across this before? Can anyone recommend a book that will teach me both WPF and MVVM?

    I have a UIView with a date picker that I'd like to display in an action sheet. If I comment the two middle lines of code and uncomment the top part to display a regular action sheet, it works fine. Any ideas what I might be doing wrong?

  • Running Xcode Applications without installing Xcode

    I know nothing about Xcode, except it's a Developer interface from Apple that actually comes on OSX CD and it's used to create iPhone apps as well. I also know it have a Applications folder, filled with little utilities, that are indeed quite useful. I tried grabbing one of them and running, without installing Xcode but it doesn't work. It brings an error and a Problem Report from which I believe the relevant part is this: Dyld Error Message: Library not loaded: @rpath/DevToolsInterface.framework/Versions/A/DevToolsInterface I've tried, of course, locating that "framework", with no success. Well... I guess it's probably possible to install Xcode, get that utility source, if it exists somewhere, and compile for stand-alone. But that goes beyond my point. I just want to know if there's somewhere I can get those utilities and/or make them run without needing to install Xcode at all.

  • SQL Server 2005 - Syncing development/production databases

    I've got a rather large SQL Server 2005 database that is under constant development. Every so often, I either get a new developer or need to deploy wide-scale schema changes to the production server. My main concern is deploying schema + data updates to developer machines from the "master" development copy. Is there some built-in functionality or tools for publishing schema + data in such a fashion? I'd like it to take as little time as possible. Can it be done from within SSMS?   • Which datagrid to use for ASP.NET MVC2 project?

    Hi, I am developing a commercial MVC2 app that requires a grid that has callback update in some form to support 10,000+ rows. It should also support relatively rich content (icons, multiline descriptions etc). Although it requires the usual paging/scrolling/sorting features it does not need support for grouping. So nothing that special. The commercial grids I looked at were Component Art (http://www.componentart.com/products/aspnetmvc/datagrid/) and Telerik (http://www.telerik.com/products/aspnet-mvc/grid.aspx) which both look pretty good but may be a little OTT for what I need. They are also $800 and $999 respectively (1 developer). I've also looked at jqGrid (http://www.trirand.net/download.aspx) and the grid from MvcContrib. These appear ok but for a commercial app I am concerned that these may be risky options - though could be wrong there. I'd really appreciate any views/exprience on either the above grids or perhaps you can suggest a better option/approach. FYI I am using EF4 and C#. Cheers

  • Populating Tcl Treeview with Sqlite Data

    Hello: I am building a Tcl application that reads off of a Sqlite Db. Currently, I can enter data into the database using the Tcl frontend. Now, I am trying to figure out how to display the data within the Sqlite Db from the Tcl frontend. After a little bit of research, I found that the treeview widget would work well for my needs. I now have the following code: set z1 [ttk::treeview .c1.t1 -columns {1 2} -show headings] $z1 heading #1 -text "First Name" $z1 heading #2 -text "Last Name" proc Srch {} {global z1 sqlite3 db test.db pack $z1 db close } When the "Srch" procedure is executed (button event), the treeview (z1) appears with the headings First Name and Last Name. Additionally, the Sqlite Db gets connected, then closes. I wanted to add code that would populate the treeview from the Sqlite Db between connecting to the Db and packing the treeview (z1). Does anyone know the correct syntax to populate a Tcl treeview with data from Sqlite? Thank you everyone in advance, DFM

After inputting a state and a destination I have a javascript functions that uses jquery's .post method to post. I've tried to use jquery live() method with little success, any help would be appreciated, thanks ahead of time

  • How do I surpress maven assembly plugin skipping files that are already added? Or allow overwrite?

    Hello, For weeks, I've been wrestling with maven, getting it to deploy our project "properly." I'm almost done but I have one stubborn little problem: When I use the maven assembly plugin with the "directory" goal as in mvn assembly:directory I get LOTS of console output like the following: [INFO] tomcat/conf already added, skipping  [INFO] tomcat/conf/Catalina already added, skipping  [INFO] tomcat/conf/Catalina/localhost already added, skipping  [INFO] tomcat/webapps already added, skipping I've written my own assembly descriptor that basically copies several FileSets into various sub-directories within our deploy directory. Messages like the ones above appear whenever a file from one FileSet is being copied to a location in which another FileSet has already created the basic directory structure (and some "default" files that can be overwritten). So, I'm having a hard time figuring out: How do I either 1) Suppress these messages (but only the "already added" messages) or 2) allow for overwrite?

  • Missing IUSR account on Windows Server 2008 R2 / IIS7.5

    Ok, I'm stumped. I've been given the job of installing PHP5.4 on this machine. One of the manual installation steps is to configure the IUSR account to have specific permissions. The problem is, I see the IIS_IUSRS group, but no IUSR account. The only users listed are the Admin user, a Guest account, and a user for the security software. I'm not really the Windows server type, more of a *NIX guy - so this is getting a little frustrating. I've searched everywhere and haven't found a suitable answer, but I have learned a lot about IIS7.5 - so it hasn't been a total waste of time. I've tried several recommendations and found several similar problems, but nothing has worked so far. I've also just tried making the IUSR account myself, but to no avail. If anyone knows how to get this going, I will be ever so grateful.

  • tcpdump on dd-wrt router

    I'm trying to capture packets from two devices on my network. I have tcpdump installed on my dd-wrt router and working correctly. However, the only packets I capture are broadcast packets when using a tcpdump statement that states only those two devices ./tcpdump -w /tmp/capture.pcap dst 192.168.3.105 or src 192.168.3.105 or dst 192.168.3.136 or src 192.168.3.136 I'm capturing on intefface br0. Is that correct? Both devices are plugged in directly to the ports 1 and 2 with ip addresses 192.168.3.105 and 192.168.3.136 respectively. Do I need to set br0 in promiscuous mode? A little stuck. Thanks.

  • customizing webmail cpanel login area with php

    I have webmail setup similar to what hostgator has (I host with them and looks like they use their own system). I'm trying to customize the login page of webmail, but am a little stuck. When you go to webmail page/port below, you get a popup login form, not a web login form. If you hit cancel, it finally loads the web login form. http://www.hostgator.com/webmail/ Note that I'm using hostgator's webmail link just as an example because they use the same script. Is there a way through php (or any other way) to prevent the popup login form and go straight to the web login form? The next step would be to theme it, etc. etc. Any ideas or tutorials on how this script works?

  • Android Permission Issue android.permission.READ_CONTACTS

    Hello, All I am trying to do is read a contact off of my emulator and display it to the screen. I can't seem to resolve this error. Both of my packages (com.msi.ibm.tutorial and .MobileServiceCallContacts) have the permission READ_CONTACTS set in their manifest xml files. So any ideas as to what I've got wrong ? Here is the error message from eclipse console if it helps, it's not helping me, but I'm a little rusty at this and completely new to Android development.   • C# Implementing a custom stream writer-esque class

    How would I go about writing my own stream manipulator class? Basically what I'm trying to wrap my head around is storing the reference to the underlying stream in the writer. For example, when writing to a memory stream using a StreamWriter, when a Write() is made, the underlying memory stream is written to. Can I store the reference to an underlying stream without using pointers or unsafe code? Even if it was just a string I wanted to "write" to. Really this has little to do with stream writers, and I'm just wondering how I could store references in a class. The StreamWriter was the best example I could come up with for this.
