  • Windows Azure Use Case: New Development

    This is one in a series of posts on when and where to use a distributed architecture design in your organization's computing needs. Originally computers were directed by hardware wiring - that, the “code” was the path of the wiring that directed an electrical signal from one component to another, or in some cases a physical switch controlled the path. From there software was developed, first in a very low machine language, then when compilers were created, computer languages could more closely mimic written statements. These language statements can be compiled into the lower-level machine language still used by computers today. Microprocessors replaced logic circuits, sometimes with fewer instructions (Reduced Instruction Set Computing, RISC) and sometimes with more instructions (Complex Instruction Set Computing, CISC). The reason this history is important is that along each technology advancement, computer code has adapted. Writing software for a RISC architecture is significantly different than developing for a CISC architecture. And moving to a Distributed Architecture like Windows Azure also has specific implementation details that our code must follow. But why make a change? As I’ve described, we need to make the change to our code to follow advances in technology. There’s no point in change for its own sake, but as a new paradigm offers benefits to our users, it’s important for us to leverage those benefits where it makes sense. That’s most often done in new development projects. It’s a far simpler task to take a new project and adapt it to Windows Azure than to try and retrofit older code designed in a previous computing environment. We can still use the same coding languages (.NET, Java, C++) to write code for Windows Azure, but we need to think about the architecture of that code on a new project so that it runs in the most efficient, cost-effective way in a Distributed Architecture. As we receive new requests from the organization for new projects, a distributed architecture paradigm belongs in the decision matrix for the platform target. Implementation: When you are designing new applications for Windows Azure (or any distributed architecture) there are many important details to consider. But at the risk of over-simplification, there are three main concepts to learn and architect within the new code: Stateless Programming - Stateless program is a prime concept within distributed architectures. Rather than each server owning the complete processing cycle, the information from an operation that needs to be retained (the “state”) should be persisted to another location c(like storage) common to all machines involved in the process.  An interesting learning process for Stateless Programming (although not unique to this language type) is to learn Functional Programming. Server-Side Processing - Along with developing using a Stateless Design, the closer you can locate the code processing to the data, the less expensive and faster the code will run. When you control the network layer, this is less important, since you can send vast amounts of data between the server and client, allowing the client to perform processing. In a distributed architecture, you don’t always own the network, so it’s performance is unpredictable. Also, you may not be able to control the platform the user is on (such as a smartphone, PC or tablet), so it’s imperative to deliver only results and graphical elements where possible.  Token-Based Authentication - Also called “Claims-Based Authorization”, this code practice means instead of allowing a user to log on once and then running code in that context, a more granular level of security is used. A “token” or “claim”, often represented as a Certificate, is sent along for a series or even one request. In other words, every call to the code is authenticated against the token, rather than allowing a user free reign within the code call. While this is more work initially, it can bring a greater level of security, and it is far more resilient to disconnections.   • Three Key Tenets of Optimal Social Collaboration

How does an organization begin the journey from traditional, siloed collaboration to natural, business entity based social collaboration? Successful enablement of enterprise social collaboration requires that organizations embrace the following tenets and understand that traditional collaborative functionality has inherent limits - it is innovation and integration in accordance with the following tenets that will provide net-new efficiency benefits. Key Tenets of Optimal Social Collaboration Leverage a Ubiquitous Social Fabric - Collaborative activities should be supported through a ubiquitous social fabric, providing a personalized experience, broadcasting key business events and connecting people and business processes.  This supports education of participants working in and around a specific business entity that will benefit from an implicit capture of tacit knowledge and provide continuity between participants.  In the absence of this ubiquitous platform activities can still occur but are essentially siloed causing frequent duplication of effort across similar tasks, with critical tacit knowledge eluding capture. Supply Continuous Context to Support Decision Making and Problem Solving - People generally engage in collaborative behavior to obtain a decision or the resolution for a specific issue.  The time to achieve resolution is referred to as "Solve Time".  Users have traditionally been forced to switch or "alt-tab" between business systems and synthesize their own context across disparate systems and processes.  The constant loss of context forces end users to exert a large amount of effort that could be spent on higher value problem solving. Extend the Collaborative Lifecycle into Back Office - Beyond the solve time from decision making efforts, additional time is expended formalizing the resolution that was generated from collaboration in a system of record.  Extending collaboration to result in the capture of an explicit decision maximizes efficiencies, creating a closed circuit for a particular thread.  This type of structured action may exist today within your organization's customer support system around opening, solving and closing support issues, but generally does not extend to Sales focused collaborative activities. Excelling in the Unstructured Future We will always have to deal with unstructured collaborative processes within our organizations.  Regardless of the participants and nature of the collaborate process, two things are certain – the origination and end points are generally known and relate to a business entity, perhaps a customer, opportunity, order, shipping location, product or otherwise. Imagine the benefits if an organization's key business systems supported a social fabric, provided continuous context and extended the lifecycle around the collaborative decision making to include output into back office systems of record.   The technical hurdle to embracing optimal social collaboration would fall away, leaving the company with an opportunity to focus on and refine how processes were approached.  Time and resources previously required could then be reallocated to focusing on innovation to support competitive differentiation unique to your business.   • Cutting Subscriber Churn with Media Intelligence

    There's lots of talk in media and entertainment companies about using "big data".  But it's often hard to see through the hype and understand how big data brings benefits in the real world.  How about being able to predict with 92% accuracy which subscribers intend to cancel their subscription - and put in place a renewal strategy to dramatically reduce that churn?  That's what Belgian media company De Persgroep has achieved with Oracle's Media Intelligence solution.  "One of the areas in which we're able to achieve beautiful results using big data is the churn prediction," De Persgroep's CIO Luc Verbist explains in a new Oracle video.  "Based on all the data that we collect on websites and all your behavior, payment behavior and so on, we're able to make a prediction model, which, with an accuracy of 92 percent, is able to predict that you probably won't renew your newspaper, anymore. So our approach to renewal is completely different to the people in that segment than towards the other people. And this has brought us a lot of value and a lot of customers who didn't stop their newspaper where else they would have done so." De Persgroep is using Oracle's Big Data Appliance, along with software from Oracle partner NGDATA to build up a detailed "DNA profile" of each individual customer, based on every interaction, in real time.  This means that any change in behavior - a drop in content consumption, a late subscription payment, a negative social media comment - is captured.  Applying advanced data modeling techniques automatically converts those raw interactions into data with real business meaning - like that customer's risk of churning. The very same data profile - comprising hundreds if individual dimensions - can simultaneously drive targeted marketing campaigns - informing audience about new content that's most relevant and encouraging them to subscribe.  It can power content recommendations and personalization right in the content sites and apps. And it can link directly into digital advertising networks via platforms like Oracle's BlueKai data management platform (DMP), to drive increased advertising CPMs. Using Oracle's Media Intelligence solution enables this across De Persgroep's business - comprising eight newspapers and 25 magazines published in Belgium and The Netherlands, and digital properties including websites with 6m daily unique visitors, along with TV and radio stations. "The company strategy is in fact a customer-centric strategy, so we want to get a 360-view about our customers, about our prospects. And the big data project helped us to achieve that goal," says Verbist. Using Oracle's Big Data Appliance to underpin the solution created huge savings.   "The selection of the Big Data Appliance was quite easy.  It was very quick to install, very easy to install, as well. And it was far cheaper than building our own Hadoop cluster. So it was in fact a non-brainer," Verbist explains. Applying Media Intelligence approach has yielded incredible results for De Persgroep, including: Improved products - with a new understanding of how readers are consuming print and digital content across the day Improved customer segmentation - driving a 6X improvement in customer prospecting and acquisition when contacting a specific segment Having the project up and running in three months And that has led to competitive benefits for De Persgroep, as Luc Verbist explains: "one of the results we saw since we started using big data is that we're able to increase the gap between we as the market leader, and the second [by] more than 20 percent."

  • Is Cloud Security Holding Back Social SaaS?

    The true promise of social data co-mingling with enterprise data to influence and inform social marketing (all marketing really) lives in cloud computing. The cloud brings processing power, services, speed and cost savings the likes of which few organizations could ever put into action on their own. So why wouldn’t anyone jump into SaaS (Software as a Service) with both feet? Cloud security. Being concerned about security is proper and healthy. That just means you’re a responsible operator. Whether it’s protecting your customers’ data or trying to stay off the radar of regulatory agencies, you have plenty of reasons to make sure you’re as protected from hacking, theft and loss as you can possibly be. But you also have plenty of reasons to not let security concerns freeze you in your tracks, preventing you from innovating, moving the socially-enabled enterprise forward, and keeping up with competitors who may not be as skittish regarding SaaS technology adoption. Over half of organizations are transferring sensitive or confidential data to the cloud, an increase of 10% over last year. With the roles and responsibilities of CMO’s, CIO’s and other C’s changing, the first thing you should probably determine is who should take point on analyzing cloud software options, providers, and policies. An oft-quoted Ponemon Institute study found 36% of businesses don’t have a cloud security policy at all. So that’s as good a place to start as any. What applications and data are you comfortable housing in the cloud? Do you have a classification system for data that clearly spells out where data types can go and how they can be used? Who, both internally and at the cloud provider, will function as admins? What are the different levels of admin clearance? Will your security policies and procedures sync up with those of your cloud provider? The key is verifiable trust. Trust in cloud security is actually going up. 1/3 of organizations polled say it’s the cloud provider who should be responsible for data protection. And when you look specifically at SaaS providers, that expectation goes up to 60%. 57% “strongly agree” or “agree” there’s more confidence in cloud providers’ ability to protect data. In fact, some businesses bypass the “verifiable” part of verifiable trust. Just over half have no idea what their cloud provider does to protect data. And yet, according to the “Private Cloud Vision vs. Reality” InformationWeek Report, 82% of organizations say security/data privacy are one of the main reasons they’re still holding the public cloud at arm’s length. That’s going to be a tough position to maintain, because just as social is rapidly changing the face of marketing, big data is rapidly changing the face of enterprise IT. Netflix, who’s particularly big on the benefits of the cloud, says, "We're systematically disassembling the corporate IT components." An enterprise can never realize the full power of big data, nor get the full potential value out of it, if it’s unwilling to enable the integrations and dataset connections necessary in the cloud. Because integration is called for to reduce fragmentation, a standardized platform makes a lot of sense. With multiple components crafted to work together, you’re maximizing scalability, optimization, cost effectiveness, and yes security and identity management benefits.   • Sprinkle Some Magik on that Java Virtual Machine

    GE Energy, through its Smallworld subsidiary, has been providing geospatial software solutions to the utility and telco markets for over 20 years.  One of the fundamental building blocks of their technology is a dynamically-typed object oriented programming language called Magik.  Like Java, Magik source code is compiled down to bytecodes that run on a virtual machine -- in this case the Magik Virtual Machine. Throughout the years, GE has invested considerable engineering talent in the support and maintenance of this virtual machine.  At the same time vast energy and resources have been invested in the Java Virtual Machine. The question for GE has been whether to continue to make that investment on its own or to leverage massive effort provided by the Java community? Utilizing the Java Virtual Machine instead of maintaining its own virtual machine would give GE more opportunity to focus on application solutions.   At last count, there are dozens, perhaps hundreds of examples of programming languages that have been hosted atop the Java Virtual Machine.  Prior to the release of Java 7, that effort, although certainly possible, was generally less than optimal for languages like Magik because of its dynamic nature.  Java, as a statically typed language had little use for this capability.  In the quest to be a more universal virtual machine, Java 7, via JSR-292, introduced a new bytecode called invokedynamic.  In short, invokedynamic affords a more flexible method call mechanism needed by dynamic languages like Magik. With this new capability GE Energy has succeeded in hosting their Magik environment on top of the Java Virtual Machine.  So you may ask, why would GE wish to do such a thing?  The benefits are many: Competitors to GE Energy claimed that the Magik environment was proprietary.  By utilizing the Java Virtual Machine, that argument gets put to bed.  JVM development is done in open source, where contributions are made world-wide by all types of organizations and individuals. The unprecedented wealth of class libraries and applications written for the Java platform are now opened up to Magik/JVM platform as first class citizens. In addition, the Magik/JVM solution vastly increases the developer pool to include the 9 million Java developers -- the largest developer community on the planet. Applications running on the JVM showed substantial performance gains, in some cases as much as a 5x speed up over the original Magik platform. Legacy Magik applications can still run on the original platform.  They can be seamlessly migrated to run on the JVM by simply recompiling the source code. GE can now leverage the huge Java community.  Undeniably the best virtual machine ever created, hundreds if not thousands of world class developers continually improve, poke, prod and scrutinize all aspects of the Java platform.  As enhancements are made, GE automatically gains access to these. As Magik has little in the way of support for multi-threading, GE will benefit from current and future Java offerings (e.g. lambda expressions) that aim to further facilitate multi-core/multi-threaded application development. As the JVM is available for many more platforms, it broadens the reach of Magik, including the potential to run on a class devices never envisioned just a few short years ago.  For example, Java SE compatible runtime environments are available for popular embedded ARM/Intel/PowerPC configurations that could theoretically host this software too. As compared to other JVM language projects, the Magik integration differs in that it represents a serious commercial entity betting a sizable part of its business on the success of this effort.  Expect to see announcements not only from General Electric, but other organizations as they realize the benefits of utilizing the Java Virtual Machine.

  • How Do You Actually Model Data?

    Since the 1970’s Developers, Analysts and DBAs have been able to represent concepts and relations in the form of data through the use of generic symbols.  But what is data modeling?  The first time I actually heard this term I could not understand why anyone would want to display a computer on a fashion show runway. Hey, what do you expect? At that time I was a freshman in community college, and obviously this was a long time ago.  I have since had the chance to learn what data modeling truly is through using it. Data modeling is a process of breaking down information and/or requirements in to common categories called objects. Once objects start being defined then relationships start to form based on dependencies found amongst other existing objects.  Currently, there are several tools on the market that help data designer actually map out objects and their relationships through the use of symbols and lines.  These diagrams allow for designs to be review from several perspectives so that designers can ensure that they have the optimal data design for their project and that the design is flexible enough to allow for potential changes and/or extension in the future. Additionally these basic models can always be further refined to show different levels of details depending on the target audience through the use of three different types of models. Conceptual Data Model(CDM)Conceptual Data Models include all key entities and relationships giving a viewer a high level understanding of attributes. Conceptual data model are created by gathering and analyzing information from various sources pertaining to a project during the typical planning phase of a project. Logical Data Model (LDM)Logical Data Models are conceptual data models that have been expanded to include implementation details pertaining to the data that it will store. Additionally, this model typically represents an origination’s business requirements and business rules by defining various attribute data types and relationships regarding each entity. This additional information can be directly translated to the Physical Data Model which reduces the actual time need to implement it. Physical Data Model(PDMs)Physical Data Model are transformed Logical Data Models that include the necessary tables, columns, relationships, database properties for the creation of a database. This model also allows for considerations regarding performance, indexing and denormalization that are applied through database rules, data integrity. Further expanding on why we actually use models in modern application/database development can be seen in the benefits that data modeling provides for data modelers and projects themselves, Benefits of Data Modeling according to Applied Information Science Abstraction that allows data designers remove concepts and ideas form hard facts in the form of data. This gives the data designers the ability to express general concepts and/or ideas in a generic form through the use of symbols to represent data items and the relationships between the items. Transparency through the use of data models allows complex ideas to be translated in to simple symbols so that the concept can be understood by all viewpoints and limits the amount of confusion and misunderstanding. Effectiveness in regards to tuning a model for acceptable performance while maintaining affordable operational costs. In addition it allows systems to be built on a solid foundation in terms of data. I shudder at the thought of a world without data modeling, think about it? Data is everywhere in our lives. Data modeling allows for optimizing a design for performance and the reduction of duplication. If one was to design a database without data modeling then I would think that the first things to get impacted would be database performance due to poorly designed database and there would be greater chances of unnecessary data duplication that would also play in to the excessive query times because unneeded records would need to be processed. You could say that a data designer designing a database is like a box of chocolates. You will never know what kind of database you will get until after it is built.

  • Comparing Apples and Pairs

    A recent study, High Costs and Negative Value of Pair Programming, by Capers Jones, pulls no punches in its assessment of the costs-to- benefits ratio of pair programming, two programmers working together, at a single computer, rather than separately. He implies that pair programming is a method rushed into production on a wave of enthusiasm for Agile or Extreme Programming, without any real regard for its effectiveness. Despite admitting that his data represented a far from complete study of the economics of pair programming, his conclusions were stark: it was 2.5 times more expensive, resulted in a 15% drop in productivity, and offered no significant quality benefits. The author provides a more scientific analysis than Jon Evans’ Pair Programming Considered Harmful, but the theme is the same. In terms of upfront-coding costs, pair programming is surely more expensive. The claim of productivity loss is dubious and contested by other studies. The third claim, though, did surprise me. The author’s data suggests that if both the pair and the individual programmers employ static code analysis and testing, then there is no measurable difference in the resulting code quality, in terms of defects per function point. In other words, pair programming incurs a massive extra cost for no tangible return in investment. There were, inevitably, many criticisms of his data and his conclusions, a few of which are persuasive. Firstly, that the driver/observer model of pair programming, on which the study bases its findings, is far from the most effective. For example, many find Ping-Pong pairing, based on use of test-driven development, far more productive. Secondly, that it doesn’t distinguish between “expert” and “novice” pair programmers– that is, independently of other programming skills, how skilled was an individual at pair programming. Thirdly, that his measure of quality is too narrow. This point rings true, certainly at Red Gate, where developers don’t pair program all the time, but use the method in short bursts, while tackling a tricky problem and needing a fresh perspective on the best approach, or more in-depth knowledge in a particular domain. All of them argue that pair programming, and collective code ownership, offers significant rewards, if not in terms of immediate “bug reduction”, then in removing the likelihood of single points of failure, and improving the overall quality and longer-term adaptability/maintainability of the design. There is also a massive learning benefit for both participants. One developer told me how he once worked in the same team over consecutive summers, the first time with no pair programming and the second time pair-programming two-thirds of the time, and described the increased rate of learning the second time as “phenomenal”. There are a great many theories on how we should develop software (Scrum, XP, Lean, etc.), but woefully little scientific research in their effectiveness. For a group that spends so much time crunching other people’s data, I wonder if developers spend enough time crunching data about themselves. Capers Jones’ data may be incomplete, but should cause a pause for thought, especially for any large IT departments, supporting commerce and industry, who are considering pair programming. It certainly shouldn’t discourage teams from exploring new ways of developing software, as long as they also think about how to gather hard data to gauge their effectiveness.

  • Consolidation in a Database Cloud

    Consolidation of multiple databases onto a shared infrastructure is the next step after Standardization.  The potential consolidation density is a function of the extent to which the infrastructure is shared.  The three models provide increasing degrees of sharing: Server: each database is deployed in a dedicated VM. Hardware is shared, but most of the software infrastructure is not. Standardization is often applied incompletely since operating environments can be moved as-is onto the shared platform. The potential for VM sprawl is an additional downside. Database: multiple database instances are deployed on a shared software / hardware infrastructure. This model is very efficient and easily implemented with the features in the Oracle Database and supporting products. Many customers have moved to this model and achieved significant, measurable benefits. Schema: multiple schemas are deployed within a single database instance. The most efficient model, it places constraints on the environment. Usually this model will be implemented only by customers deploying their own applications.  (Note that a single deployment can combine Database and Schema consolidations.) Customer value: lower costs, better system utilization In this phase of the maturity model, under-utilized hardware can be used to host more workloads, or retired and those workloads migrated to consolidation platforms. Customers benefit from higher utilization of the hardware resources, resulting in reduced data center floor space, and lower power and cooling costs. And, the OpEx savings from Standardization are multiplied, since there are fewer physical components (both hardware and software) to manage. Customer value: higher productivity The OpEx benefits from Standardization are compounded since not only are there fewer types of things to manage, now there are fewer entities to manage. In this phase, customers discover that their IT staff has time to move away from "day-to-day" tasks and start investing in higher value activities. Database users benefit from consolidating onto shared infrastructures by relieving themselves of the requirement to maintain their own dedicated servers. Also, if the shared infrastructure offers capabilities such as High Availability / Disaster Recovery, which are often beyond the budget and skillset of a standalone database environment, then moving to the consolidation platform can provide access to those capabilities, resulting in less downtime. Capabilities / Characteristics In this phase, customers will typically deploy fixed-size clusters and consolidate on a cluster until that cluster is deemed "full," at which point a new cluster is built. Customers will define one or a few cluster architectures that are used wherever possible; occasionally there may be deployments which must be handled as exceptions. The "full" policy may be based on number of databases deployed on the cluster, or observed peak workload, etc. IT will own the provisioning of new databases on a cluster, making the decision of when and where to place new workloads. Resources may be managed dynamically, e.g., as a priority workload increases, it may be given more CPU and memory to handle the spike. Users will be charged at a fixed, relatively coarse level; or in some cases, no charging will be applied. Activities / Tasks Oracle offers several tools to plan a successful consolidation. Real Application Testing (RAT) has a feature to help plan and validate database consolidations. Enterprise Manager 12c's Cloud Management Pack for Database includes a planning module. Looking ahead, customers should start planning for the Services phase by defining the Service Catalog that will be made available for database services.

  • R and version control for the solo data analyst

    Many data analysts that I respect use version control. A brief overview: I'm a social scientist who uses R to analyse data for research publications. I don't currently produce R packages. My R code for a project typically includes a few thousand lines of code for data input, cleaning, manipulation, analyses, and output generation. Publications are typically written using LaTeX. With regards to version control there are many benefits which I have read about, yet they seem to be less relevant to the solo data analyst. Backup: I have a backup system already in place. Forking and rewinding: I've never felt the need to do this, but I can see how it could be useful (e.g., you are preparing multiple journal articles based on the same dataset; you are preparing a report that is updated monthly, etc) Collaboration: Most of the time I am analysing data myself, thus, I woudln't get the collaboration benefits of version control. There are also several potential costs involved with adopting version control: Time to evaluate and learn a version control system A possible increase in complexity over my current file management system However, I still have the feeling that I'm missing something. General guides on version control seem to be addressed more towards computer scientists than data analysts. Thus, specifically in relation to data analysts in circumstances similar to those listed above: Is version control worth the effort? What are the main pros and cons of adopting version control? What is a good strategy for getting started with version control for data analysis with R (e.g., examples, workflow ideas, software, links to guides)?

  • Where do you take mocking - immediate dependencies, or do you grow the boundaries...?

    So, I'm reasonably new to both unit testing and mocking in C# and .NET; I'm using xUnit.net and Rhino Mocks respectively. I'm a convert, and I'm focussing on writing behaviour specifications, I guess, instead of being purely TDD. Bah, semantics; I want an automated safety net to work above, essentially. A thought struck me though. I get programming against interfaces, and the benefits as far as breaking apart dependencies goes there. Sold. However, in my behaviour verification suite (aka unit tests ;-) ), I'm asserting behaviour one interface at a time. As in, one implementation of an interface at a time, with all of its dependencies mocked out and expectations set up. The approach seems to be that if we verify that a class behaves as it should against its collaborating dependencies, and in turn relies on each of those collaborating dependencies to have signed that same quality contract, we're golden. Seems reasonable enough. Back to the thought, though. Is there any value in semi-integration tests, where a test-fixture is asserting against a unit of concrete implementations that are wired together, and we're testing its internal behaviour against mocked dependencies? I just re-read that and I think I could probably have worded it better. Obviously, there's going to be a certain amount of "well, if it adds value for you, keep doing it", I suppose - but has anyone else thought about doing that, and reaped benefits from it outweighing the costs?

  • Passing data between ViewControllers versus doing local Fetch in each VC

    Hi All, I'm developing an iPhone app using Core Data and I'm looking for some general advice and recommendations on whether its acceptable to pass data between ViewControllers versus doing a local fetch in each ViewController as you navigate to it. Ordinarily I would say it all depends on various factors (e.g. performance etc) but the passing data approach is so prevalent in my app and I'm spooked by all the stories about Apple rejecting apps because of not conforming to their standard guidelines. So let me put another way -- is it non-standard to pass data between VC's? The reason I pass data so much is because each ViewController is just another view on to data present in my object model / graph. Once I have a handle on my first object in the first view controller (which I of course do have to fetch), I can use the existing object composition / relationships to drill down into the next level of detail into data and so I just pass these objects to the next VC. Separately, one possible downside with this passing-data-to-each-VC approach is I don't benefit from (what I perceive to be) the optimisation/benefits that NSFetchedResultsController provides in terms of efficient memory usage and section handling. My app is read-only but I do have one table with 5000 rows and I'm curious if I am missing out on NSFetchedResultsController benefits. Any thoughts on this as well? Can I somehow still benefit from NSFetchedResultsController goodness without having to do a full fetch (as I would have already passed in the data from my previous VC)? Thanks a lot.

  • Extension methods for encapsulation and reusability

    In C++ programming, it's generally considered good practice to "prefer non-member non-friend functions" instead of instance methods. This has been recommended by Scott Meyers in this classic Dr. Dobbs article, and repeated by Herb Sutter and Andrei Alexandrescu in C++ Coding Standards (item 44); the general argument being that if a function can do its job solely by relying on the public interface exposed by the class, it actually increases encapsulation to have it be external. While this confuses the "packaging" of the class to some extent, the benefits are generally considered worth it. Now, ever since I've started programming in C#, I've had a feeling that here is the ultimate expression of the concept that they're trying to achieve with "non-member, non-friend functions that are part of a class interface". C# adds two crucial components to the mix - the first being interfaces, and the second extension methods: Interfaces allow a class to formally specify their public contract, the methods and properties that they're exposing to the world. Any other class can choose to implement the same interface and fulfill that same contract. Extension methods can be defined on an interface, providing any functionality that can be implemented via the interface to all implementers automatically. And best of all, because of the "instance syntax" sugar and IDE support, they can be called the same way as any other instance method, eliminating the cognitive overhead! So you get the encapsulation benefits of "non-member, non-friend" functions with the convenience of members. Seems like the best of both worlds to me; the .NET library itself providing a shining example in LINQ. However, everywhere I look I see people warning against extension method overuse; even the MSDN page itself states: In general, we recommend that you implement extension methods sparingly and only when you have to. So what's the verdict? Are extension methods the acme of encapsulation and code reuse, or am I just deluding myself?

  • Are document-oriented databases any more suitable than relational ones for persisting objects?

    In terms of database usage, the last decade was the age of the ORM with hundreds competing to persist our object graphs in plain old-fashioned RMDBS. Now we seem to be witnessing the coming of age of document-oriented databases. These databases are highly optimized for schema-free documents but are also very attractive for their ability to scale out and query a cluster in parallel. Document-oriented databases also hold a couple of advantages over RDBMS's for persisting data models in object-oriented designs. As the tables are schema-free, one can store objects belonging to different classes in an inheritance hierarchy side-by-side. Also, as the domain model changes, so long as the code can cope with getting back objects from an old version of the domain classes, one can avoid having to migrate the whole database at every change. On the other hand, the performance benefits of document-oriented databases mainly appear to come about when storing deeper documents. In object-oriented terms, classes which are composed of other classes, for example, a blog post and its comments. In most of the examples of this I can come up with though, such as the blog one, the gain in read access would appear to be offset by the penalty in having to write the whole blog post "document" every time a new comment is added. It looks to me as though document-oriented databases can bring significant benefits to object-oriented systems if one takes extreme care to organize the objects in deep graphs optimized for the way the data will be read and written but this means knowing the use cases up front. In the real world, we often don't know until we actually have a live implementation we can profile. So is the case of relational vs. document-oriented databases one of swings and roundabouts? I'm interested in people's opinions and advice, in particular if anyone has built any significant applications on a document-oriented database.

As we have both server and client in java we may have some benefits (???) in sharing Engine class between server and client ( i.e we may put in a common jar file to be added to both client and server classpath ) Some benefits would be : we keep specific operations like 'brushEngine' in same place build is faster as we do not need in our case to generate java code for client classes but to use them from the server build) if we later change server implementation for 'brushEngine' this is reflected automatically in client . Questions: How to share below detailed Engine class using java 6 tools ( i.e wsimport , wsgen etc )? Is there other tools for java that can achieve this sharing ? Is sharing a case that java 6 web services support is missing ? Can this case be reduced to other web service usage patterns? Thanks.   • Will Learning C++ Help for Building Fast/No-Additional-Requirements Desktop Applications?

    Will learning C++ help me build native applications with good speed? Will it help me as a programmer, and what are the other benefits? The reason why I want to learn C++ is because I'm disappointed with the UI performances of applications built on top of JVM and .NET. They feel slow, and start slow too. Of course, a really bad programmer can create a slower and sluggish application using C++ too, but I'm not considering that case. One of my favorite Windows utility application is Launchy. And in the Readme.pdf file, the author of the program wrote this: 0.6 This is the first C++ release. As I became frustrated with C#’s large .NET framework requirements and users lack of desire to install it, I decided to switch back to the faster language. I totally agree with the author of Launchy about the .NET framework requirement or even a JRE requirement for desktop applications. Let alone the specific version of them. And some of the best and my favorite desktop applications don't need .NET or Java to run. They just run after installing. Are they mostly built using C++? Is C++ the only option for good and fast GUI based applications? And, I'm also very interested in hearing the other benefits of learning C++.

  • What are the advantages of a query using a derived table(s) over a query not using them?

    I know how derived tables are used, but I still can’t really see any real advantages of using them. For example, in the following article http://techahead.wordpress.com/2007/10/01/sql-derived-tables/ the author tried to show benefits of a query using derived table over a query without one with an example, where we want to generate a report that shows off the total number of orders each customer placed in 1996, and we want this result set to include all customers, including those that didn’t place any orders that year and those that have never placed any orders at all( he’s using Northwind database ). But when I compare the two queries, I fail to see any advantages of a query using a derived table ( if nothing else, use of a derived table doesn't appear to simplify our code, at least not in this example): Regular query: SELECT C.CustomerID, C.CompanyName, COUNT(O.OrderID) AS TotalOrders FROM Customers C LEFT OUTER JOIN Orders O ON C.CustomerID = O.CustomerID AND YEAR(O.OrderDate) = 1996 GROUP BY C.CustomerID, C.CompanyName Query using a derived table: SELECT C.CustomerID, C.CompanyName, COUNT(dOrders.OrderID) AS TotalOrders FROM Customers C LEFT OUTER JOIN (SELECT * FROM Orders WHERE YEAR(Orders.OrderDate) = 1996) AS dOrders ON C.CustomerID = dOrders.CustomerID GROUP BY C.CustomerID, C.CompanyName Perhaps this just wasn’t a good example, so could you show me an example where benefits of derived table are more obvious? thanx

  • Use IIS Application Initialization for keeping ASP.NET Apps alive

    I've been working quite a bit with Windows Services in the recent months, and well, it turns out that Windows Services are quite a bear to debug, deploy, update and maintain. The process of getting services set up,  debugged and updated is a major chore that has to be extensively documented and or automated specifically. On most projects when a service is built, people end up scrambling for the right 'process' to use for administration. Web app deployment and maintenance on the other hand are common and well understood today, as we are constantly dealing with Web apps. There's plenty of infrastructure and tooling built into Web Tools like Visual Studio to facilitate the process. By comparison Windows Services or anything self-hosted for that matter seems convoluted.In fact, in a recent blog post I mentioned that on a recent project I'd been using self-hosting for SignalR inside of a Windows service, because the application is in fact a 'service' that also needs to send out lots of messages via SignalR. But the reality is that it could just as well be an IIS application with a service component that runs in the background. Either way you look at it, it's either a Windows Service with a built in Web Server, or an IIS application running a Service application, neither of which follows the standard Service or Web App template.Personally I much prefer Web applications. Running inside of IIS I get all the benefits of the IIS platform including service lifetime management (crash and restart), controlled shutdowns, the whole security infrastructure including easy certificate support, hot-swapping of code and the the ability to publish directly to IIS from within Visual Studio with ease.Because of these benefits we set out to move from the self hosted service into an ASP.NET Web app instead.The Missing Link for ASP.NET as a Service: Auto-LoadingI've had moments in the past where I wanted to run a 'service like' application in ASP.NET because when you think about it, it's so much easier to control a Web application remotely. Services are locked into start/stop operations, but if you host inside of a Web app you can write your own ticket and control it from anywhere. In fact nearly 10 years ago I built a background scheduling application that ran inside of ASP.NET and it worked great and it's still running doing its job today.The tricky part for running an app as a service inside of IIS then and now, is how to get IIS and ASP.NET launched so your 'service' stays alive even after an Application Pool reset. 7 years ago I faked it by using a web monitor (my own West Wind Web Monitor app) I was running anyway to monitor my various web sites for uptime, and having the monitor ping my 'service' every 20 seconds to effectively keep ASP.NET alive or fire it back up after a reload. I used a simple scheduler class that also includes some logic for 'self-reloading'. Hacky for sure, but it worked reliably.Luckily today it's much easier and more integrated to get IIS to launch ASP.NET as soon as an Application Pool is started by using the Application Initialization Module. The Application Initialization Module basically allows you to turn on Preloading on the Application Pool and the Site/IIS App, which essentially fires a request through the IIS pipeline as soon as the Application Pool has been launched. This means that effectively your ASP.NET app becomes active immediately, Application_Start is fired making sure your app stays up and running at all times. All the other features like Application Pool recycling and auto-shutdown after idle time still work, but IIS will then always immediately re-launch the application.Getting started with Application InitializationAs of IIS 8 Application Initialization is part of the IIS feature set. For IIS 7 and 7.5 there's a separate download available via Web Platform Installer. Using IIS 8 Application Initialization is an optional install component in Windows or the Windows Server Role Manager: This is an optional component so make sure you explicitly select it.IIS Configuration for Application InitializationInitialization needs to be applied on the Application Pool as well as the IIS Application level. As of IIS 8 these settings can be made through the IIS Administration console.Start with the Application Pool:Here you need to set both the Start Automatically which is always set, and the StartMode which should be set to AlwaysRunning. Both have to be set - the Start Automatically flag is set true by default and controls the starting of the application pool itself while Always Running flag is required in order to launch the application. Without the latter flag set the site settings have no effect.Now on the Site/Application level you can specify whether the site should pre load: Set the Preload Enabled flag to true.At this point ASP.NET apps should auto-load. This is all that's needed to pre-load the site if all you want is to get your site launched automatically.If you want a little more control over the load process you can add a few more settings to your web.config file that allow you to show a static page while the App is starting up. This can be useful if startup is really slow, so rather than displaying blank screen while the user is fiddling their thumbs you can display a static HTML page instead: <system.webServer> <applicationInitialization remapManagedRequestsTo="Startup.htm" skipManagedModules="true"> <add initializationPage="ping.ashx" /> </applicationInitialization> </system.webServer>This allows you to specify a page to execute in a dry run. IIS basically fakes request and pushes it directly into the IIS pipeline without hitting the network. You specify a page and IIS will fake a request to that page in this case ping.ashx which just returns a simple OK string - ie. a fast pipeline request. This request is run immediately after Application Pool restart, and while this request is running and your app is warming up, IIS can display an alternate static page - Startup.htm above. So instead of showing users an empty loading page when clicking a link on your site you can optionally show some sort of static status page that says, "we'll be right back".  I'm not sure if that's such a brilliant idea since this can be pretty disruptive in some cases. Personally I think I prefer letting people wait, but at least get the response they were supposed to get back rather than a random page. But it's there if you need it.Note that the web.config stuff is optional. If you don't provide it IIS hits the default site link (/) and even if there's no matching request at the end of that request it'll still fire the request through the IIS pipeline. Ideally though you want to make sure that an ASP.NET endpoint is hit either with your default page, or by specify the initializationPage to ensure ASP.NET actually gets hit since it's possible for IIS fire unmanaged requests only for static pages (depending how your pipeline is configured).What about AppDomain Restarts?In addition to full Worker Process recycles at the IIS level, ASP.NET also has to deal with AppDomain shutdowns which can occur for a variety of reasons:Files are updated in the BIN folderWeb Deploy to your siteweb.config is changedHard application crashThese operations don't cause the worker process to restart, but they do cause ASP.NET to unload the current AppDomain and start up a new one. Because the features above only apply to Application Pool restarts, AppDomain restarts could also cause your 'ASP.NET service' to stop processing in the background.In order to keep the app running on AppDomain recycles, you can resort to a simple ping in the Application_End event:protected void Application_End() { var client = new WebClient(); var url = App.AdminConfiguration.MonitorHostUrl + "ping.aspx"; client.DownloadString(url); Trace.WriteLine("Application Shut Down Ping: " + url); }which fires any ASP.NET url to the current site at the very end of the pipeline shutdown which in turn ensures that the site immediately starts back up.Manual Configuration in ApplicationHost.configThe above UI corresponds to the following ApplicationHost.config settings. If you're using IIS 7, there's no UI for these flags so you'll have to manually edit them.When you install the Application Initialization component into IIS it should auto-configure the module into ApplicationHost.config. Unfortunately for me, with Mr. Murphy in his best form for me, the module registration did not occur and I had to manually add it.<globalModules> <add name="ApplicationInitializationModule" image="%windir%\System32\inetsrv\warmup.dll" /> </globalModules>Most likely you won't need ever need to add this, but if things are not working it's worth to check if the module is actually registered.Next you need to configure the ApplicationPool and the Web site. You can still set the web.config settings described above as well.ASP.NET as a Service?In the particular application I'm working on currently, we have a queue manager that runs as standalone service that polls a database queue and picks out jobs and processes them on several threads. The service can spin up any number of threads and keep these threads alive in the background while IIS is running doing its own thing. These threads are newly created threads, so they sit completely outside of the IIS thread pool. In order for this service to work all it needs is a long running reference that keeps it alive for the life time of the application.In this particular app there are two components that run in the background on their own threads: A scheduler that runs various scheduled tasks and handles things like picking up emails to send out outside of IIS's scope and the QueueManager. Here's what this looks like in global.asax:public class Global : System.Web.HttpApplication { private static ApplicationScheduler scheduler; private static ServiceLauncher launcher; protected void Application_Start(object sender, EventArgs e) { // Pings the service and ensures it stays alive scheduler = new ApplicationScheduler() { CheckFrequency = 600000 }; scheduler.Start(); launcher = new ServiceLauncher(); launcher.Start(); // register so shutdown is controlled HostingEnvironment.RegisterObject(launcher); }}By keeping these objects around as static instances that are set only once on startup, they survive the lifetime of the application. The code in these classes is essentially unchanged from the Windows Service code except that I could remove the various overrides required for the Windows Service interface (OnStart,OnStop,OnResume etc.). Otherwise the behavior and operation is very similar.In this application ASP.NET serves two purposes: It acts as the host for SignalR and provides the administration interface which allows remote management of the 'service'. I can start and stop the service remotely by shutting down the ApplicationScheduler very easily. I can also very easily feed stats from the queue out directly via a couple of Web requests or (as we do now) through the SignalR service.Registering a Background Object with ASP.NETNotice also the use of the HostingEnvironment.RegisterObject(). This function registers an object with ASP.NET to let it know that it's a background task that should be notified if the AppDomain shuts down. RegisterObject() requires an interface with a Stop() method that's fired and allows your code to respond to a shutdown request. Here's what the IRegisteredObject::Stop() method looks like on the launcher:public void Stop(bool immediate = false) { LogManager.Current.LogInfo("QueueManager Controller Stopped."); Controller.StopProcessing(); Controller.Dispose(); Thread.Sleep(1500); // give background threads some time HostingEnvironment.UnregisterObject(this); }Implementing IRegisterObject should help with reliability on AppDomain shutdowns. Thanks to Justin Van Patten for pointing this out to me on Twitter.RegisterObject() is not required but I would highly recommend implementing it on whatever object controls your background processing to all clean shutdowns when the AppDomain shuts down.Testing it outI'm still in the testing phase with this particular service to see if there are any side effects. But so far it doesn't look like it. With about 50 lines of code I was able to replace the Windows service startup to Web start up - everything else just worked as is. An honorable mention goes to SignalR 2.0's oWin hosting, because with the new oWin based hosting no code changes at all were required, merely a couple of configuration file settings and an assembly directive needed, to point at the SignalR startup class. Sweet!It also seems like SignalR is noticeably faster running inside of IIS compared to self-host. Startup feels faster because of the preload.Starting and Stopping the 'Service'Because the application is running as a Web Server, it's easy to have a Web interface for starting and stopping the services running inside of the service. For our queue manager the SignalR service and front monitoring app has a play and stop button for toggling the queue.If you want more administrative control and have it work more like a Windows Service you can also stop the application pool explicitly from the command line which would be equivalent to stopping and restarting a service.To start and stop from the command line you can use the IIS appCmd tool. To stop:> %windir%\system32\inetsrv\appcmd stop apppool /apppool.name:"Weblog"and to start> %windir%\system32\inetsrv\appcmd start apppool /apppool.name:"Weblog"Note that when you explicitly force the AppPool to stop running either in the UI (on the ApplicationPools page use Start/Stop) or via command line tools, the application pool will not auto-restart immediately. You have to manually start it back up.What's not to like?There are certainly a lot of benefits to running a background service in IIS, but… ASP.NET applications do have more overhead in terms of memory footprint and startup time is a little slower, but generally for server applications this is not a big deal. If the application is stable the service should fire up and stay running indefinitely. A lot of times this kind of service interface can simply be attached to an existing Web application, or if scalability requires be offloaded to its own Web server.Easier to work withBut the ultimate benefit here is that it's much easier to work with a Web app as opposed to a service. While developing I can simply turn off the auto-launch features and launch the service on demand through IIS simply by hitting a page on the site. If I want to shut down an IISRESET -stop will shut down the service easily enough. I can then attach a debugger anywhere I want and this works like any other ASP.NET application. Yes you end up on a background thread for debugging but Visual Studio handles that just fine and if you stay on a single thread this is no different than debugging any other code.SummaryUsing ASP.NET to run background service operations is probably not a super common scenario, but it probably should be something that is considered carefully when building services. Many applications have service like features and with the auto-start functionality of the Application Initialization module, it's easy to build this functionality into ASP.NET. Especially when combined with the notification features of SignalR it becomes very, very easy to create rich services that can also communicate their status easily to the outside world.Whether it's existing applications that need some background processing for scheduling related tasks, or whether you just create a separate site altogether just to host your service it's easy to do and you can leverage the same tool chain you're already using for other Web projects.   • Metro: Introduction to CSS 3 Grid Layout

    The purpose of this blog post is to provide you with a quick introduction to the new W3C CSS 3 Grid Layout standard. You can use CSS Grid Layout in Metro style applications written with JavaScript to lay out the content of an HTML page. CSS Grid Layout provides you with all of the benefits of using HTML tables for layout without requiring you to actually use any HTML table elements. Doing Page Layouts without Tables Back in the 1990’s, if you wanted to create a fancy website, then you would use HTML tables for layout. For example, if you wanted to create a standard three-column page layout then you would create an HTML table with three columns like this: <table height="100%"> <tr> <td valign="top" width="300px" bgcolor="red"> Left Column, Left Column, Left Column, Left Column, Left Column, Left Column, Left Column, Left Column, Left Column </td> <td valign="top" bgcolor="green"> Middle Column, Middle Column, Middle Column, Middle Column, Middle Column, Middle Column, Middle Column, Middle Column, Middle Column </td> <td valign="top" width="300px" bgcolor="blue"> Right Column, Right Column, Right Column, Right Column, Right Column, Right Column, Right Column, Right Column, Right Column </td> </tr> </table> When the table above gets rendered out to a browser, you end up with the following three-column layout: The width of the left and right columns is fixed – the width of the middle column expands or contracts depending on the width of the browser. Sometime around the year 2005, everyone decided that using tables for layout was a bad idea. Instead of using tables for layout — it was collectively decided by the spirit of the Web — you should use Cascading Style Sheets instead. Why is using HTML tables for layout bad? Using tables for layout breaks the semantics of the TABLE element. A TABLE element should be used only for displaying tabular information such as train schedules or moon phases. Using tables for layout is bad for accessibility (The Web Content Accessibility Guidelines 1.0 is explicit about this) and using tables for layout is bad for separating content from layout (see http://CSSZenGarden.com). Post 2005, anyone who used HTML tables for layout were encouraged to hold their heads down in shame. That’s all well and good, but the problem with using CSS for layout is that it can be more difficult to work with CSS than HTML tables. For example, to achieve a standard three-column layout, you either need to use absolute positioning or floats. For example, you get the correct three-column layout in both Firefox and Chrome: And the layout mostly works with Internet Explorer 9 except for the fact that for some strange reason the min-width doesn’t work so when you shrink the width of your browser, you can get the following unwanted layout: Notice how the middle column (the green column) bleeds to the left and right. People have solved these issues with more complicated CSS. For example, see: http://matthewjamestaylor.com/blog/holy-grail-no-quirks-mode.htm But, at this point, no one could argue that using CSS is easier or more intuitive than tables. It takes work to get a layout with CSS and we know that we could achieve the same layout more easily using HTML tables. Using CSS Grid Layout CSS Grid Layout is a new W3C standard which provides you with all of the benefits of using HTML tables for layout without the disadvantage of using an HTML TABLE element. In other words, CSS Grid Layout enables you to perform table layouts using pure Cascading Style Sheets. The CSS Grid Layout standard is still in a “Working Draft” state (it is not finalized) and it is located here: http://www.w3.org/TR/css3-grid-layout/ The CSS Grid Layout standard is only supported by Internet Explorer 10 and there are no signs that any browser other than Internet Explorer will support this standard in the near future. This means that it is only practical to take advantage of CSS Grid Layout when building Metro style applications with JavaScript. I find using CSS Grid Layout to be just as intuitive as using an HTML table for layout. You define your columns and rows and then you position different elements within these columns and rows. Very straightforward. Creating Multiple Columns and Rows In the previous section, we created a super simple three-column layout. This layout contained only a single row. In this section, let’s create a slightly more complicated layout which contains more than one row: The following page contains a header row, a content row, and a footer row. CSS Grid Layout and Fractional Units When you use CSS Grid Layout, you can take advantage of fractional units. Fractional units provide you with an easy way of dividing up remaining space in a page. Imagine, for example, that you want to create a three-column page layout. You want the size of the first column to be fixed at 200 pixels and you want to divide the remaining space among the remaining three columns. The width of the second column is equal to the combined width of the third and fourth columns. The following CSS rule creates four columns with the desired widths: #container { display: -ms-grid; -ms-grid-columns: 200px 2fr 1fr 1fr; -ms-grid-rows: 1fr; } The fr unit represents a fraction. The grid above contains four columns. The second column is two times the size (2fr) of the third (1fr) and fourth (1fr) columns. When you use the fractional unit, the remaining space is divided up using fractional amounts. Notice that the single row is set to a height of 1fr. The single grid row gobbles up the entire vertical space. This property causes the container DIV to lay out its child elements in a grid. (Notice that you use “-ms-grid” instead of “grid”. The “-ms-“ prefix is used because the CSS Grid Layout standard is still preliminary. This implementation only works with IE10 and it might change before the final release.) The grid columns and rows are defined with the “-ms-grid-columns” and “-ms-grid-rows” properties. The style rule above creates a grid with three columns and one row. The left and right columns are fixed sized at 300 pixels. The middle column sizes automatically depending on the remaining space available. The leftColumn, middleColumn, and rightColumn DIVs are positioned within the container grid element with the following CSS rules: #leftColumn { -ms-grid-column: 1; background-color:red; } #middleColumn { -ms-grid-column: 2; background-color:green; } #rightColumn { -ms-grid-column: 3; background-color:blue; } The “-ms-grid-column” property is used to specify the column associated with the element selected by the style sheet selector. The leftColumn DIV is positioned in the first grid column, the middleColumn DIV is positioned in the second grid column, and the rightColumn DIV is positioned in the third grid column. I find using CSS Grid Layout to be just as intuitive as using an HTML table for layout. You define your columns and rows and then you position different elements within these columns and rows. Very straightforward. Creating Multiple Columns and Rows In the previous section, we created a super simple three-column layout. This layout contained only a single row. In this section, let’s create a slightly more complicated layout which contains more than one row: The following page contains a header row, a content row, and a footer row. Furthermore, notice that the “-ms-grid-column-span” property is used to span the header across three columns. CSS Grid Layout and Fractional Units When you use CSS Grid Layout, you can take advantage of fractional units. Fractional units provide you with an easy way of dividing up remaining space in a page. Imagine, for example, that you want to create a three-column page layout. You want the size of the first column to be fixed at 200 pixels and you want to divide the remaining space among the remaining three columns. The width of the second column is equal to the combined width of the third and fourth columns. The following CSS rule creates four columns with the desired widths: #container { display: -ms-grid; -ms-grid-columns: 200px 2fr 1fr 1fr; -ms-grid-rows: 1fr; } The fr unit represents a fraction. The grid above contains four columns. The second column is two times the size (2fr) of the third (1fr) and fourth (1fr) columns. When you use the fractional unit, the remaining space is divided up using fractional amounts. Notice that the single row is set to a height of 1fr. The single grid row gobbles up the entire vertical space.   • Is Social Media The Vital Skill You Aren’t Tracking?

While on the one hand, we read about social media embarrassments happening to organizations, on the other we see that social media activities by workers and candidates can enhance a company’s brand and provide insight into what individuals are, or can become, influencers in the social media sphere. HR can play a key role in helping organizations make the most value out of the activities and presence of workers and candidates, while at the same time also helping to manage the risks that come with the permanence and viral nature of social media. What is Missing from Understanding Our Workforce? “If only HP knew what HP knows, we would be three-times more productive.”  Lew Platt, Former Chairman, President, CEO, Hewlett-Packard  What Lew Platt recognized was that organizations only have a partial understanding of what their workforce is capable of. This lack of understanding impacts the company in several negative ways: 1. A particular skill that the company needs to access in one part of the organization might exist somewhere else, but there is no record that the skill exists, so the need is unfulfilled. 2. As market conditions change rapidly, the company needs to know strategic options, but some options are missed entirely because the company doesn’t know that sufficient capability already exists to enable those options. 3. Employees may miss out on opportunities to demonstrate how their hidden skills could create new value to the company. Why don’t companies have that more complete picture of their workforce capabilities – that is, not know what they know? One very good explanation is that companies put most of their efforts into rating their workforce according to the jobs and roles they are filling today. This is the essence of two important talent management processes: recruiting and performance appraisals.  In recruiting, a set of requirements is put together for a job, either explicitly or indirectly through a job description. During the recruiting process, much of the attention is paid towards whether the candidate has the qualifications, the skills, the experience and the cultural fit to be successful in the role. This makes a lot of sense.  In the performance appraisal process, an employee is measured on how well they performed the functions of their role and in an effort to help the employee do even better next time, they are also measured on proficiency in the competencies that are deemed to be key in doing that job. Again, the logic is impeccable.  But in both these cases, two adages come to mind: 1. What gets measured is what gets managed. 2. You only see what you are looking for. In other words, the fact that the current roles the workforce are performing are the basis for measuring which capabilities the workforce has, makes them the only capabilities to be measured. What was initially meant to be a positive, i.e. identify what is needed to perform well and measure it, in order that it can be managed, comes with the unintended negative consequence of overshadowing the other capabilities the workforce has. This also comes with an employee engagement price, for the measurements and management of workforce capabilities is to typically focus on where the workforce comes up short. Again, it makes sense to do this, since improving a capability that appears to result in improved performance benefits, both the individual through improved performance ratings and the company through improved productivity. But this is based on the assumption that the capabilities identified and their required proficiencies are the only attributes of the individual that matter. Anything else the individual brings that results in high performance, while resulting in a desired performance outcome, often goes unrecognized or underappreciated at best. As social media begins to occupy a more important part in current and future roles in organizations, businesses must incorporate social media savvy and innovation into job descriptions and expectations. These new measures could provide insight into how well someone can use social media tools to influence communities and decision makers; keep abreast of trends in fast-moving industries; present a positive brand image for the organization around thought leadership, customer focus, social responsibility; and coordinate and collaborate with partners. These measures should demonstrate the “social capital” the individual has invested in and developed over time. Without this dimension, “short cut” methods may generate a narrow set of positive metrics that do not have real, long-lasting benefits to the organization. How Workforce Reputation Management Helps HR Harness Social Media With hundreds of petabytes of social media data flowing across Facebook, LinkedIn and Twitter, businesses are tapping technology solutions to effectively leverage social for HR. Workforce reputation management technology helps organizations discover, mobilize and retain talent by providing insight into the social reputation and influence of the workforce while also helping organizations monitor employee social media policy compliance and mitigate social media risk.  There are three major ways that workforce reputation management technology can play a strategic role to support HR: 1. Improve Awareness and Decisions on Talent Many organizations measure the skills and competencies that they know they need today, but are unaware of what other skills and competencies their workforce has that could be essential tomorrow. How about whether your workforce has the reputation and influence to make their skills and competencies more effective? Many organizations don’t have insight into the social media “reach” their workforce has, which is becoming more critical to business performance. These features help organizations, managers, and employees improve many talent processes and decision making, including the following: Hiring and Assignments. People and teams with higher reputations are considered more valuable and effective workers. Someone with high reputation who refers a candidate also can have high credibility as a source for hires.   Training and Development. Reputation trend analysis can impact program decisions regarding training offerings by showing how reputation and influence across the workforce changes in concert with training. Worker reputation impacts development plans and goal choices by helping the individual see which development efforts result in improved reputation and influence.   Finding Hidden Talent. Managers can discover hidden talent and skills amongst employees based on a combination of social profile information and social media reputation. Employees can improve their personal brand and accelerate their career development.  2. Talent Search and Discovery The right technology helps organizations find information on people that might otherwise be hidden. By leveraging access to candidate and worker social profiles as well as their social relationships, workforce reputation management provides companies with a more complete picture of what their knowledge, skills, and attributes are and what they can in turn access. This more complete information helps to find the right talent both outside the organization as well as the right, perhaps previously hidden talent, within the organization to fill roles and staff projects, particularly those roles and projects that are required in reaction to fast-changing opportunities and circumstances. 3. Reputation Brings Credibility Workforce reputation management technology provides a clearer picture of how candidates and workers are viewed by their peers and communities across a wide range of social reputation and influence metrics. This information is less subject to individual bias and can impact critical decision-making. Knowing the individual’s reputation and influence enables the organization to predict how well their capabilities and behaviors will have a positive effect on desired business outcomes. Many roles that have the highest impact on overall business performance are dependent on the individual’s influence and reputation. In addition, reputation and influence measures offer a very tangible source of feedback for workers, providing them with insight that helps them develop themselves and their careers and see the effectiveness of those efforts by tracking changes over time in their reputation and influence. The following are some examples of the different reputation and influence measures of the workforce that Workforce Reputation Management could gather and analyze: Generosity – How often the user reposts other’s posts. Influence – How often the user’s material is reposted by others.  Engagement – The ratio of recent posts with references (e.g. links to other posts) to the total number of posts.  Activity – How frequently the user posts. (e.g. number per day)  Impact – The size of the users’ social networks, which indicates their ability to reach unique followers, friends, or users.   Clout – The number of references and citations of the user’s material in others’ posts.  The Vital Ingredient of Workforce Reputation Management: Employee Participation “Nothing about me, without me.” Valerie Billingham, “Through the Patient’s Eyes”, Salzburg Seminar Session 356, 1998 Since data resides primarily in social media, a question arises: what manner is used to collect that data? While much of social media activity is publicly accessible (as many who wished otherwise have learned to their chagrin), the social norms of social media have developed to put some restrictions on what is acceptable behavior and by whom. Disregarding these norms risks a repercussion firestorm. One of the more recognized norms is that while individuals can follow and engage with other individual’s public social activity (e.g. Twitter updates) fairly freely, the more an organization does this unprompted and without getting permission from the individual beforehand, the more likely the organization risks a totally opposite outcome from the one desired. Instead, the organization must look for permission from the individual, which can be met with resistance. That resistance comes from not knowing how the information will be used, how it will be shared with others, and not receiving enough benefit in return for granting permission. As the quote above about patient concerns and rights succinctly states, no one likes not feeling in control of the information about themselves, or the uncertainty about where it will be used. This is well understood in consumer social media (i.e. permission-based marketing) and is applicable to workforce reputation management. However, asking permission leaves open the very real possibility that no one, or so few, will grant permission, resulting in a small set of data with little usefulness for the company. Connecting Individual Motivation to Organization Needs So what is it that makes an individual decide to grant an organization access to the data it wants? It is when the individual’s own motivations are in alignment with the organization’s objectives. In the case of workforce reputation management, when the individual is motivated by a desire for increased visibility and career growth opportunities to advertise their skills and level of influence and reputation, they are aligned with the organizations’ objectives; to fill resource needs or strategically build better awareness of what skills are present in the workforce, as well as levels of influence and reputation. Individuals can see the benefit of granting access permission to the company through multiple means. One is through simple social awareness; they begin to discover that peers who are getting more career opportunities are those who are signed up for workforce reputation management. Another is where companies take the message directly to the individual; we think you would benefit from signing up with our workforce reputation management solution. This works in favor of companies looking to use workforce reputation because the workforce is more apt to see how it fits into achieving their overall career goals, as well as seeing how other participation brings additional benefits.  Once an individual has signed up with reputation management, not only have they made themselves more visible within the organization and increased their career growth opportunities, they have also enabled a tool that they can use to better understand how their actions and behaviors impact their influence and reputation. Since they will be able to see their reputation and influence measurements change over time, they will gain better insight into how reputation and influence impacts their effectiveness in a role, as well as how their behaviors and skill levels in turn affect their influence and reputation. This insight can trigger much more directed, and effective, efforts by the individual to improve their ability to perform at a higher level and become more productive. The increased sense of autonomy the individual experiences, in linking the insight they gain to the actions and behavior changes they make, greatly enhances their engagement with their role as well as their career prospects within the company. Workforce reputation management takes the wide range of disparate data about the workforce being produced across various social media platforms and transforms it into accessible, relevant, and actionable information that helps the organization achieve its desired business objectives. Social media holds untapped insights about your talent, brand and business, and workforce reputation management can help unlock them.
