  • Employee Engagement Q&A with John Brunswick

    As we are focusing this week on Employee Engagement, I recently sat down with industry expert and thought leader John Brunswick on the topic. Here is the Q&A dialogue we shared.  Q: How do you effectively engage employees to drive business value?A: Motivation, both extrinsic and intrinsic, combined with the relevancy of various channels to support it.  Beyond chaining business strategies like compensation models within an organization, engagement ultimately is most successful when driven by employee's motivations.  Business value derived from engagement through technical capabilities can be objectively measured through metrics like the rate and accuracy of problem solving for a given business function or frequency of innovation created.  Providing employees performing "knowledge work" with capabilities that allow them to perform work with a higher degree of accuracy in the same or ideally less time, adds value for that individual and in turn, drives their level of engagement to drive business value. Q: Organizations with high levels of employee engagement outperform the total stock market index by 22%. Can you comment on why you think this might be? A: Alignment through shared purpose.  Zappos is an excellent example of a culture that arguably has higher than average levels of employee engagement and it permeates every aspect of their organization – embodied externally through their customer experience.  I recently made my first purchase with them and it was obvious through their web experience, visual design, communication style, customer service and attention to detail down to green packaging, that they have an amazingly strong shared purpose.  The Zappos.com ‘About page’ outlines their "Family Core Values", the first three being "Deliver WOW Through Service, Embrace and Drive Change & Create Fun and A Little Weirdness" – all reflected externally in my interaction with them.  Strong shared purpose enables higher product and service experience, equating to a dedicated customer base, repeat purchases and expanded marketshare. Q: Have you seen any trends in the market regarding employee engagement? A: Some companies now see offering a form of social engagement similar to Facebook and LinkedIn as standard communication infrastructure like email or instant messaging.  Originally offered as standalone tools, the value is now seen when these capabilities are offered in an integrated fashion in the context of business entities.  An emerging area of focus is around employee activities related to their organization on external social platforms, implicitly creating external communities with employees acting on behalf of the brand and interacting with each other (e.g. Twitter).  Companies have reached a formal understand that this now established communication medium requires strategies allowing employees to engage.  I have personally met colleagues from Oracle, like Oracle User Experience Director Ultan O'Broin (@ultan), via Twitter before meeting first through internal channels. Q: Employee engagement is important, but what about engaging customers and partners? A: The last few years we have witnessed an interesting evolution from the novelty of self-service to expectations of "intelligent" self-service.  From a consumer standpoint, engagement can end up being a key differentiator, especially in mature markets.  Customers that perform some level of interaction with a brand develop greater affinity for the brand and have a greater probability of acting as an advocate.  As organizations move toward a model of deeper engagement, they must ensure that their business is positioned to support deeper relationships, offering potentially greater transparency. From a partner standpoint greater engagement can lead to new types of business opportunities, much in the way that Amazon.com offers a unified shopping experience that can potentially span various vendors.  This same model can be extended to blending services and product delivery models, based on a closeness not easily possible before increased capability of engagement mechanisms. Q: What types of solutions are available to successfully deliver employee engagement? A: Solutions enabling higher levels of engagement do so on the basis of relevancy.  This relevancy is generally supported by aspects of content management, social collaboration, business intelligence, portal and process management technologies.  These technologies can help deliver an experience tailored to a given role or process within an organization that applies equally to work that is structured or unstructured, appearing in the form of functionality as simple as an online employee directory search, knowledge communities supported by social collaboration, as well as more feature rich business intelligence dashboards and portals.     So a couple of weeks ago, after a fraction over 12 years, I bade farewell to the Solaris Desktop team to join the team whose blog you're reading now: Oracle's Systems Experience Design team, known internally as sxDesign, which has a wider but still largely Solaris-focused usability remit.1 There's been a good deal of overlap and collaboration between the two teams over the years anyway, so it's not exactly a step into the unknown. The elders among you might remember a GNOME 1.4 usability study I presented at GUADEC in 2001, for example, which was primarily the handiwork of a previous incarnation of sxDesign… I pretty much just turned up at the end to steal the glory for the Desktop team. In your face, people I'm going to be working with now!2 1 A move I was first approached about making in about 2003, I think… who says I'm rubbish at making snap decisions? 2 I'm not really. They all left years ago.

  • What is a best practice tier structure of a Java EE 6/7 application?

    I was attempting to find a best practice for modeling the tiers in a Java EE application yesterday and couldn't come up with anything current. In the past, say java 1.4, it was four tiers: Presentation Tier Web Tier Business Logic Tier DAL (Data Access Layer ) which I always considered a tier and not a layer. After working with Web Services and SOA I thought to add in a services tier, but that may fall under 3. the business logic tier. I did searches for quite a while and reading articles. It seems like Domain Driven Design is becoming more popular, but I couldn't find a diagram on it's tier structure. Anyone have ideas or diagrams on what the proper tier structure is for newer Java EE applications or is it really the same, but more items are ranked under the four I've mentioned?

  • How do you dive into large code bases?

    What tools and techniques do you use for exploring and learning an unknown code base? I am thinking of tools like grep, ctags, unit-tests, functional test, class-diagram generators, call graphs, code metrics like sloccount and so on. I'd be interested in your experiences, the helpers you used or wrote yourself and the size of the codebase, with which you worked with. I realize, that this is also a process (happening over time) and that learning can mean "can give a ten minute intro" to "can refactor and shrink this to 30% of the size". Let's leave that open for now.

  • Deep in the Heart of Texas

    Author: Erika Webb, Manager, Fusion Applications UX User Assistance When I was first working in the usability field, the only way I could consider conducting a usability study was to bring a potential user to a lab environment where I could show them whatever I was interested in learning more about and ask them questions. While I hate to reveal just how long I have been working in this field, let's just say that pads of paper and a stopwatch were key tools for any test I conducted. Over the years, I have worked in simple labs with basic video taping equipment and not much else, and I have worked in corporate environments with sophisticated usability labs and state-of-the-art equipment. Years ago, we conducted all usability studies at the location of the user. If we wanted to see if there were any differences between users in New York, Chicago, and Los Angeles, we went to those places to run the test. A lab environment is very useful for many test situations. However, there has always been a debate in the usability field about whether bringing someone into a lab environment, however friendly we make it, somehow intrinsically changes the behavior of the user as compared to having them work in their own environment, at their own desk, and on their own computer. We developed systems to create a portable usability lab, so that we could go to the users that we needed to test.  Do lab environments change user behavior patterns? Then 9/11 hit. You may not remember, but no planes flew for weeks afterwards. Companies all over the world couldn't fly-in employees for meetings. Suddenly, traveling to the location of the users had an additional difficulty. The company I was working for at the time had usability specialists stuck in New York for days before they could finally rent a car and drive home to Colorado. This changed the world pretty suddenly, and technology jumped on the change. Companies offering Internet meeting tools were strugglinguntil no one could travel. The Internet boomed with collaboration tools that enabled people to work together wherever they happened to be. This change in technology has made a huge difference in my world. We use collaborative tools to bring our product concepts and ideas to the user across the Internet. As a global company, we benefit from having users from all over the world inform our designs. We now run usability studies with users all over the world in a single day, a feat we couldn't have accomplished 10 years ago by plane! Other technology companies have started to do more of this type of usability testing, since the tools have improved so dramatically. Plus, in our busy world, it's not always easy to find users who can take the time away from their jobs to come to our labs. reaching users where it is convenient for them greatly improves the odds that people do participate. I manage a team of usability specialists who live in India and California, whlie I live in Colorado. We have wonderful labs that we bring users into to show them our products. But very often, we run our studies remotely. We used to take the lab to the users now we use the labs, but we let the users stay where they are. We gain users who might not have been able to leave work to come to our labs, and they get to use the system they are familiar with. And we gain users nearly anywhere that we can set up an Internet connection, as long as the users have a phone, a broadband connection, and a compatible Web browser (with no pop-up blockers). After we recruit participants in a traditional manner, we send them an invitation to participate through the use of a telephone conference call and Web conferencing tool. At Oracle, we use Oracle Web Conference part of Oracle Collaboration Suite, which enables us to give the user control of the mouse, while we present a prototype or wireframe pictures. We can record the sessions over the Web and phone conference. We send the users instructions, plus tips to ensure that we won't have problems sharing screens. In some cases, when time is tight, we even run a five-minute "test session" with users a day in advance to be sure that we can connect. Prior to the test, we send users a participant script that contains information about the study, including any questionnaires. This is exactly the same script we give to participants who come to the labs. We ask users to print this before the beginning of the session. We generally run these studies by having a usability engineer in our usability labs, so that we can record the session as though the user were in the lab with us. Roughly 80% of our application software usability testing at Oracle is performed using remote methods. The probability of getting a   remote test participant decreases the higher up the person is in the target organization. We have a methodology checklist available to help our usability engineers work through the remote processes.

  • MSCC: Career & IT Fair 2014

    Already a couple of weeks ago, I've been addressed by Ibraahim and Yunus to see whether it would be interesting to participate in the 1st Career & IT Fair organised by the UoM Computer Club. Well, luckily we met at the Global Windows Azure Bootcamp and I wasn't too sure whether it would be possible for me to attend after all. The main reason is given because of work demand and furthermore due to the fact that the Mauritius Software Craftsmanship Community currently has no advertising material at all. Here's the brief statement of the event: "The UOM Students' Computer Club in collaboration with the UOM Students' Union and UOM CSE Department is organising a 'Career & IT Fair' on the 23rd and 24th April 2014. This event has for objective to provide a platform to tertiary students, secondary students as well as vocational students, the opportunity to meet job recruiters." Luckily, I was reminded that the 23rd is a Wednesday, and therefore I decided that it might be interesting to move our weekly Code & Coffee session to the university and hence be able to attend the career fair. As it turned out it was a great choice and thankfully Pritvi, Nadim as well as Ishwon volunteered to be around at the "community booth". Thankfully, the computer club gave us - the MSCC and the LUGM - one of their spaces in the lobby area of the Paul Octave Wiéhé Auditorium. My impression about the event Very well and professionally organised. Seriously, the lads over at the UoM Computer Club did a great job in organising their 2 days event, and felt very comfortable at any time. Actually, it was kind of amusing to some of the members constantly running around and checking everything. Even though that the whole process went smooth and easy off the hand. There were a couple of interesting pieces of information and announcements during the opening ceremony. For example, the Computer Science faculty is a very young one and has been initiated back in 1988 only - just by 4 staff members at that time. Now, after 25 years they have achieved quite a lot and there are currently 1.000+ active students attending the numerous lectures and courses. But there is no room to rest on previous achievements, and I was kind of surprised to hear that there are plans to extend the campus, and offer new lectures in the fields of nanotechnology, big data handling, and - crossing fingers - the introduction and establishment of a space control centre. Mauritius is already part of the Square Kilometre Array (SKA) and hopefully there will be more activities into that direction in the near future. Community - Awareness and collaboration As stated earlier, I could only spent one morning but luckily other members of the MSCC and the LUGM stayed during the whole two days and provided answers to any interested person. As for me, I took the opportunity to get in touch with the other companies in the lobby. Mainly, to create some awareness about our IT communities but also to see whether there might be options for future engagement in common activities, too. So far, I was able to speak to representatives of the following companies: ACCA Mauritius Business at Work Infomil LinkByNet Microsoft Indian Ocean Islands & French Pacific Spherinity Training Institute Spoon Consulting Ltd. State Informatics Ltd. Unfortunately, I only had a quick chat with an HR representative of LinkByNet but I fully count on our MSCC members like Nitin or LUGM member Ronny to spread our intentions over there.  So far, all of the representatives were really interested in our concepts and activities and I'm currently catching up with an introduction flyer for the MSCC that I'm going to send out to all those contacts via mail. It would be great to have more craftsmen as well as professional support on board. Some pictures from the event MSCC: Fantastic outlook for the near future.   • Script to only execute during first install of a package

    I recently started packaging up some of my software and publishing it on Launchpad. The installation and removal works fine, but upgrading the package form one version to the next version is problematic. The problem is that there are some scripts that only need to run during the first installation of the package. These scripts populate the DB, create a user, etc. They are currently called in the package.postinst configure) section. However this results in them being called during an upgrade as well as shown in the diagram. Is there a way to include a maintainer script in a .deb package that only executes during the first installation of the package and not during an upgrade? Or what would be an elegant way to include some initial setup scripts in a .deb package?

  • How to design application for scaling the application?

    I have one application which handles hardware events connected on the same computer's PCIe slots. The maximum number of PCIe slots on motherboard are two. I have utilized both slots. Now for scaling the application I need either more PCIe slots in same computer or I use another computer. So consider I am using another computer with same application and hardware connected on the PCIe Slots. Now my problem is that I want to design application over it which can access both computers hardware devices and does the process on it. The processed data should be send back to the respective PC's hardware. Please refer the attached diagram for expansion.

  • How can we stop GitHub from emailing too many people too much? [migrated]

    I recently joined a research team that uses R and Git/GitHub. The team includes 4 full-time R programmers and 10 social scientists who only run simple analyses. I was told by one of the more experienced programmers on the project that they haven't found a way to use many of GitHub's tools for collaboration (bug reports, to-do lists, code comments, etc.) because they generate emails to everyone who is a contributor to the repo every time. This is incredibly puzzling to me, so I'd love to hear from someone that there are ways to adjust the email settings. I'd expect there would be multiple ways, so that individuals could opt-in or opt-out of certain emails, and also so contributors could explicitly choose whether certain people get certain emails or not. Is it possible to adjust these settings?

  • For normal mapping, why can we not simply add the tangent normal to the surface normal?

    I am looking at implementing bump mapping (which in all implementations I have seen is really normal mapping), and so far all I have read says that to do this, we create a matrix to convert from world-space to tangent-space, in order to transform the lights and eye direction vectors into tangent space, so that the vectors from the normal map may be used directly in place of those passed through from the vertex shader. What I do not understand though, is why we cannot just use the normalised sum of the sampled-normal vector, and the surface-normal? (assuming we already transform and pass through the surface normal for the existing lighting functions) Take the diagram below; the normal is simply the deviation from the 'reference normal' for any given coordinate system, correct? And transforming the surface normal of a mapped surface from world space to tangent space makes it equivalent to the tangent space 'reference normal', no? If so, why do we transform all lighting vectors into tangent space, instead of simply transforming the sampled tangent once in the pixel shader?

    The three cooperating processes all read data from the same input device. Each process, when it gets the input device, must read two consecutive data. I want to use mutual exclusion to do this. The declaration and initialization that I think would work here are: semaphore s=1 sa1 = 0, sa2 = 0, sb1 = 0, sb2 = 0, sc1 = 0, sc2 = 0 I'd like to use semaphores to synchronize the following processes: P1: P2: P3: input(a1,a2) input (b1,b2) input(c1,c2) Y=a1+c1 W=b2+c2 Z=a2+b1 Print (X) X=Z-Y+W I'm wondering how to use the minimum number of semaphores to solve this.   • Agile Development Requires Agile Support

    Agile developmentAgile development has become the standard methodology for application development. The days of long term planning with giant Gantt waterfall charts and detailed requirements is fading away. For years the product planning process frustrated product owners and businesses because no matter the plan, nothing ever went to plan. Agile development throws the detailed planning out the window and instead focuses on giving developers some basic requirements and pointing them in the right direction. Constant collaboration via quick iterations with the end users, product owners, and the development team helps ensure the project is done correctly.  The various agile development methodologies have helped greatly with creating products faster, but not without causing new problems. Complicated application deployments now occur weekly or monthly. Most of the products are web-based and deployed as a software service model. System performance and availability of these apps becomes mission critical. This is all much different from the old process of mailing new releases of client-server apps on CD once per quarter or year.The steady stream of new products and product enhancements puts a lot of pressure on IT operations to keep up with the software deployments and adding infrastructure capacity. The problem is most operations teams still move slowly thanks to change orders, documentation, procedures, testing and other processes. Operations can slow the process down and push back on the development team in some organizations. The DevOps movement is trying to solve some of these problems by integrating the development and operations teams more together. Rapid change introduces new problemsThe rapid product change ultimately creates some application problems along the way. Higher rates of change increase the likelihood of new application defects. Delivering applications as a software service also means that scalability of applications is critical. Development teams struggle to keep up with application defects and scalability concerns in their applications. Fixing application problems is a never ending job for agile development teams. Fixing problems before your customers do and fixing them quickly is critical. Most companies really struggle with this due to the divide between the development and operations groups. Fixing application problems typically requires querying databases, looking at log files, reviewing config files, reviewing error logs and other similar tasks. It becomes difficult to work on new features when your lead developers are working on defects from the last product version. Developers need more visibilityThe problem is most developers are not given access to see server and application information in the production environments. The operations team doesn’t trust giving all the developers the keys to the kingdom to log in to production and poke around the servers. The challenge is either give them no access, or potentially too much access. Those with access can still waste time figuring out the location of the application and how to connect to it over VPN. In addition, reproducing problems in test environments takes too much time and isn't always possible. System administrators spend a lot of time helping developers track down server information.   • Closing the gap between strategy and execution with Oracle Business Intelligence 11g

    Wikipedia defines strategy as a plan of action designed to achieve a particular goal. An example of this is General Electric's acquisitions and divestiture strategy (plan) designed to propel GE to number 1 or 2 place (goal) in every business segment that it operated in.   • 2011 Chicago Code Camp

    It is that time again.  Time to polish up you presentation skills on your favorite language or technology features.  The Chicago Code Camp is accepting proposals for presentations.  Show everyone in the Chicago area what you know and submit your own. I really enjoyed presenting last year and just had to submit a proposal for this year.  This time around my topic is Increasing Collaboration with Windows Phone 7, SharePoint 2010 and Office Open XML.  I had a much longer title but the site forced me to shorten it up.  I guess that is a good way to tell people not to get too wordy.   • Books or help on OO Analysis

    I have this course where we learn about the domain model, use cases, contracts and eventually leap into class diagrams and sequence diagrams to define good software classes. I just had an exam and I got trashed, but part of the reason is we barely have any practical material, I spent at least two good months without drawing a single class diagram by myself from a case study. I'm not here to blame the system or the class I'm in, I'm just wondering if people have some exercise-style books that either provide domain models with glossaries, system sequence diagrams and ask you to use GRASP to make software classes? I could really use some alone-time practicing going from analysis to conception of software entities. I'm almost done with Larman's book called "Applying UML and Patterns An Introduction to Object-Oriented Analysis and Design and Iterative Development, Third Edition". It's a good book, but I'm not doing anything by myself since it doesn't come with exercises. Thanks.

  • How do you balance documentation requirements with Agile developments

    In our development group there is currently discussions around agile and waterfal methodology. No-one has any practical experience with agile, but we are doing some reading. The agile manifesto lists 4 values: Individuals and interactions over processes and tools Working software over comprehensive documentation Customer collaboration over contract negotiation Responding to change over following a plan We are an internal development group developing applications for the consumption of other units in our enterprise. A team of 10 developers builds and releases multiple projects simultanously, typically with 1 - maybe 2 (rarely) developer on each project. It seems to be that from a supportability perspective the organization needs to put some real value on documentation - as without it, there are serious risks with resourcing changes. With agile favouring interactions, and software deliverables over processes and documentation, how do you balance that with the requirements of supportable systems and maintaining knowledge and understanding of how those systems work? With a waterfall approach which favours documentation (requirements before design, design specs before construction) it is easy to build a process that meets some of the organizational requirements - how do we do this with an agile approach?
