• Feedback Filtration&ndash;Processing Negative Comments for Positive Gains

  After doing 7 conferences, 5 code camps, and countless user group events, I feel that this is a post I need to write. I actually toyed with other names for this post, however those names would just lend itself to the type of behaviour I want people to avoid – the reactionary, emotional response that speaks to some deeper issue beyond immediate facts and context. Humans are incredibly complex creatures. We’re also emotional, which serves us well in certain situations but can hinder us in others. Those of us in leadership build up a thick skin because we tend to encounter those reactionary, emotional responses more often, and we’re held to a higher standard because of our positions. While we could react with emotion ourselves, as the saying goes – fighting fire with fire just makes a bigger fire. So in this post I’ll share my thought process for dealing with negative feedback/comments and how you can still get value from them. The Thought Process Let’s take a real-world example. This week I held the Prairie IT Pro & Dev Con event. We’ve gotten a lot of session feedback already, most of it overwhelmingly positive. But some not so much – and some to an extreme I rarely see but isn’t entirely surprising to me. So here’s the example from a person we’ll refer to as Mr. Horrible: How was the speaker? Horrible! Worst speaker ever! Did the session meet your expectations? Hard to tell, speaker ruined it. Other Comments: DO NOT bring this speaker back! He was at this conference last year and I hoped enough negative feedback would have taught you to not bring him back...obviously not...I will not return to this conference next year if this speaker is brought back. Now those are very strong words. “Worst speaker ever!” “Speaker ruined it” “I will not return to this conference next year if the speaker is brought back”. The speakers I invite to speak at my conference are not just presenters but friends and colleagues. When I see this, my initial reaction is of course very emotional: I get defensive, I get angry, I get offended. So that’s where the process kicks in. Step 1 – Take a Deep Breath Take a deep breath, calm down, and walk away from the keyboard. I didn’t do that recently during an email convo between some colleagues and it ended up in my reacting emotionally on Twitter – did I mention those colleagues follow my Twitter feed? Yes, I ate some crow. Ok, now that we’re calm, let’s move on to step 2. Step 2 – Strip off the Emotion We need to take off the emotion that people wrap their words in and identify the root issues. For instance, if I see: “I hated this session, the presenter was horrible! He spoke so fast I couldn’t make out what he was saying!” then I drop off the personal emoting (“I hated…”) and the personal attack (“the presenter was horrible”) and focus on the real issue this person had – that the speaker was talking too fast. Now we have a root cause of the displeasure. However, we’re also dealing with humans who are all very different. Before I call up the speaker to talk about his speaking pace, I need to do some other things first. Back to our Mr. Horrible example, I don’t really have much to go on. There’s no details of how the speaker “ruined” the session or why he’s the “worst speaker ever”. In this case, the next step is crucial. Step 3 – Validate the Feedback When I tell people that we really like getting feedback for the sessions, I really really mean it. Not just because we want to hear what individuals have to say but also because we want to know what the group thought. When a piece of negative feedback comes in, I validate it against the group. So with the speaker Mr. Horrible commented on, I go to the feedback and look at other people’s responses: 2 x Excellent 1 x Alright 1 x Not Great 1 x Horrible (our feedback guy) That’s interesting, it’s a bit all over the board. If we look at the comments more we find that the people who rated the speaker excellent liked the presentation style and found the content valuable. The one guy who said “Not Great” even commented that there wasn’t anything really wrong with the presentation, he just wasn’t excited about it. In that light, I can try to make a few assumptions: - Mr. Horrible didn’t like the speakers presentation style - Mr. Horrible was expecting something else that wasn’t communicated properly in the session description - Mr. Horrible, for whatever reason, just didn’t like this presenter Now if the feedback was overwhelmingly negative, there’s a different pattern – one that validates the negative feedback. Regardless, I never take something at face value. Even if I see really good feedback, I never get too happy until I see that there’s a group trend towards the positive. Step 4 – Action Plan Once I’ve validated the feedback, then I need to come up with an action plan around it. Let’s go back to the other example I gave – the one with the speaker going too fast. I went and looked at the feedback and sure enough, other people commented that the speaker had spoken too quickly. Now I can go back to the speaker and let him know so he can get better. But what if nobody else complained about it? I’d still mention it to the speaker, but obviously one person’s opinion needs to be weighed as such. When we did PrDC Winnipeg in 2011, I surveyed the attendees about the food. Everyone raved about it…except one person. Am I going to change the menu next time for that one person while everyone else loved it? Of course not. There’s a saying – A sure way to fail is to try to please everyone. Let’s look at the Mr. Horrible example. What can I communicate to the speaker with such limited information provided in the feedback from Mr. Horrible? Well looking at the groups feedback, I can make a few suggestions: - Ensure that people understand in the session description the style of the talk - Ensure that people understand the level of detail/complexity of the talk and what prerequisite knowledge they should have I’m looking at it as possibly Mr. Horrible assumed a much more advanced talk and was disappointed, while the positive feedback by people who – from their comments – suggested this was all new to them, were thrilled with the session level. Step 5 – Follow Up For some feedback, I follow up personally. Especially with negative or constructive feedback, its important to let the person know you heard them and are making changes because of their comments. Even if their comments were emotionally charged and overtly negative, it’s still important to reach out personally and professionally. When you remove the emotion, negative comments can be the best feedback you get. Also, people have bad days. We’ve all had one of “those days” where we talked more sternly than normal to someone, or got angry at something we’d normally shrug off. We have various stresses in our lives and sometimes they seep out in odd ways. I always try to give some benefit of the doubt, and re-evaluate my view of the person after they’ve responded to my communication. But, there is such a thing as garbage feedback. What Mr. Horrible wrote is garbage. It’s mean spirited. It’s hateful. It provides nothing constructive at all. And a tell-tale sign that feedback is garbage – the person didn’t leave their name even though there was a field for it. Step 6 – Delete It Feedback must be processed in its raw form, and the end products should drive improvements. But once you’ve figured out what those things are, you shouldn’t leave raw feedback lying around. They are snapshots in time that taken alone can be damaging. Also, you should never rest on past praise. In a future blog post, I’m going to talk about how we can provide great feedback that, even when its critical, can still be constructive.

• Fun with Declarative Components

  Use case background I have been asked on a number of occasions if our selectOneChoice component could allow random text to be entered, as well as having a list of selections available. Unfortunately, the selectOneChoice component only allows entry via the dropdown selection list and doesn't allow text entry. I was thinking of possible solutions and thought that this might make a good example for using a declarative component.My initial idea My first thought was to use an af:inputText to allow the text entry, and an af:selectOneChoice with mode="compact" for the selections. To get it to layout horizontally, we would want to use an af:panelGroupLayout with layout="horizontal". To get the label for this to line up correctly, we'll need to wrap the af:panelGroupLayout with an af:panelLabelAndMessage. This is the basic structure: <af:panelLabelAndMessage> <af:panelGroupLayout layout="horizontal"> <af:inputText/> <af:selectOneChoice mode="compact"/> </af:panelgroupLayout></af:panelLabelAndMessage> Make it into a declarative component One of the steps to making a declarative component is deciding what attributes we want to be able to specify. To use this declarative component in a jspx page: <af:declarativeComponent id="myItwc" viewId="inputTextWithChoice.jsff" label="InputText with Choice" value="#{demoInput.choiceValue}" items="#{demoInput.selectItems}" /> Some problems arise At first glace, this seems to be functioning like we want it to. However, there is a side effect to having the af:inputText and af:selectOneChoice share a value, if one changes, so does the other. The problem here is that when we update the af:inputText to something that doesn't match one of the selections in the af:selectOneChoice, the af:selectOneChoice will set itself to null (since the value doesn't match one of the selections) and the next time the page is submitted, it will submit the null value and the af:inputText will be empty. Oops, we don't want that. Hmm, what to do. Okay, how about if we make sure that the current value is always available in the selection list. But, lets not render it if the value is empty. We also need to add a partialTriggers attribute so that this gets updated when the af:inputText is changed. Plus, we really don't want to select this item so let's disable it. <af:selectOneChoice id="mySoc" partialTriggers="myIt" label="mySoc" simple="true" mode="compact" value="#{attrs.value}" autoSubmit="true"> <af:selectItem id="mySI" label="Selected:#{attrs.value}" value="#{attrs.value}" disabled="true" rendered="#{!empty attrs.value}"/> <af:separator id="mySp" /> <f:selectItems id="mySIs" value="#{attrs.items}" /></af:selectOneChoice> That seems to be working pretty good. One minor issue that we probably can't do anything about is that when you enter something in the inputText and then click on the selectOneChoice, the popup is displayed, but then goes away because it has been replaced via PPR because we told it to with the partialTriggers="myIt". This is not that big a deal, since if you are entering something manually, you probably don't want to select something from the list right afterwards. Making it look like a single component. Now, let's play around a bit with the contentStyle of the af:inputText and the af:selectOneChoice so that the compact icon will layout inside the af:inputText, making it look more like an af:selectManyChoice. We need to add some padding-right to the af;inputText so there is space for the icon. These adjustments were for the Fusion FX skin. <af:inputText id="myIt" partialTriggers="mySoc" autoSubmit="true" contentStyle="padding-right: 15px;" value="#{attrs.value}" label="myIt" simple="true" /><af:selectOneChoice id="mySoc" partialTriggers="myIt" contentStyle="position: relative; top: -2px; left: -19px;" label="mySoc" simple="true" mode="compact" value="#{attrs.value}" autoSubmit="true"> <af:selectItem id="mySI" label="Selected:#{attrs.value}" value="#{attrs.value}" disabled="true" rendered="#{!empty attrs.value}"/> <af:separator id="mySp" /> <f:selectItems id="mySIs" value="#{attrs.items}" /></af:selectOneChoice> There you have it, a declarative component that allows for suggested selections, but also allows arbitrary text to be entered. • Controlling the Sizing of the af:messages Dialog

  Over the last day or so a small change in behaviour between 11.1.2.n releases of ADF and earlier versions has come to my attention. This has concerned the default sizing of the dialog that the framework automatically generates to handle the display of JSF messages being handled by the <af:messages> component. Unlike a normal popup, you don't have a physical <af:dialog> or <af:window> to set the sizing on in your page definition, so you're at the mercy of what the framework provides. In this case the framework now defines a fixed 250x250 pixel content area dialog for these messages, which can look a bit weird if the message is either very short, or very long. Unfortunately this is not something that you can control through the skin, instead you have to be a little more creative. Here's the solution I've come up with.  Unfortunately, I've not found a supportable way to reset the dialog so as to say  just size yourself based on your contents, it is actually possible to do this by tweaking the correct DOM objects, but I wanted to start with a mostly supportable solution that only uses the best practice of working through the ADF client side APIs. The Technique The basic approach I've taken is really very simple.  The af:messages dialog is just a normal richDialog object, it just happens to be one that is pre-defined for you with a particular known name "msgDlg" (which hopefully won't change). Knowing this, you can call the accepted APIs to control the content width and height of that dialog, as our meerkat friends would say, "simples" 1 The JavaScript For this example I've defined three JavaScript functions.   The first does all the hard work and is designed to be called from server side Java or from a page load event to set the default. The second is a utility function used by the first to validate the values you're about to use for height and width. The final function is one that can be called from the page load event to set an initial default sizing if that's all you need to do. • Building and Deploying Windows Azure Web Sites using Git and GitHub for Windows

  Microsoft Windows Azure team has released a new version of Windows Azure which is providing many excellent features. The new Windows Azure provides Web Sites which allows you to deploy up to 10 web sites  for free in a multitenant shared environment and you can easily upgrade this web site to a private, dedicated virtual server when the traffic is grows. The Meet Windows Azure Fact Sheet provides the following information about a Windows Azure Web Site: Windows Azure Web Sites enable developers to easily build and deploy websites with support for multiple frameworks and popular open source applications, including ASP.NET, PHP and Node.js. With just a few clicks, developers can take advantage of Windows Azure’s global scale without having to worry about operations, servers or infrastructure. It is easy to deploy existing sites, if they run on Internet Information Services (IIS) 7, or to build new sites, with a free offer of 10 websites upon signup, with the ability to scale up as needed with reserved instances. You can see the all web sites from the dashboard of the Windows Azure portal Set up Git Publishing Select your web site from the dashboard, and select Set up Git publishing To enable Git publishing , you must give user name and password which will initialize a Git repository Clone Git Repository We can use GitHub for Windows to publish apps to non-GitHub repositories which is well explained by Phil Haack on his blog post. Here we are going to deploy the web site using GitHub for Windows. Let’s clone a Git repository using the Git Url which will be getting from the Windows Azure portal. Let’s copy the Git url and execute the “git clone” with the git url. You can use the Git Shell provided by GitHub for Windows. To get it, right on the GitHub for Windows, and select open shell here as shown in the below picture. When executing the Git Clone command, it will ask for a password where you have to give password which specified in the Windows Azure portal. After cloning the GIT repository, you can drag and drop the local Git repository folder to GitHub for Windows GUI. This will automatically add the Windows Azure Web Site repository onto GitHub for Windows where you can commit your changes and publish your web sites to Windows Azure. Publish the Web Site using GitHub for Windows We can add multiple framework level files including ASP.NET, PHP and Node.js, to the local repository folder can easily publish to Windows Azure from GitHub for Windows GUI.
