Lee noticed something during their leadership development coaching and consulting: Frustrated employees and overwhelmed managers. “We heard from voices saying, ‘I wish my manager understood me better’ or ‘I hope my manager would take the time to learn more about me and my background,’” remembers Hyun. “At the same token, the managers we were coaching had a hard time even knowing how to start these conversations.”  Hyun and Lee wrote Flex to address some of the fears managers have when it comes to leading diverse teams—such as being afraid of offending their employees by stumbling into sensitive territory—and also to provide a sure-footed strategy for becoming a more effective leader. Here, Hyun talks about what it takes to create innovate and productive teams in an increasingly diverse world, including the key characteristics successful managers share. Q: What does it mean to “flex”? Hyun: Flexing is the art of switching between leadership styles to work more effectively with people who are different from you. It’s not fundamentally changing who you are, but it’s understanding when you need to adapt your style in a situation so that you can accommodate people and make them feel more comfortable. It’s understanding the gap that might exist between you and others who are different, and then flexing across that gap to get the result that you're looking for. It’s up to all of us, not just managers, but also employees, to learn how to flex. When you hire new people to the organization, they're expected to adapt. The new people in the organization may need some guidance around how to best flex. They can certainly take the initiative, but if you can give them some direction around the important rules, and connect them with insiders who can help them figure out the most critical elements of the job, that will accelerate how quickly they can contribute to your organization. Q: Why is it important right now for managers to understand flexing? Hyun: The workplace is becoming increasingly younger, multicultural and female. The numbers bear it out. Millennials are entering the workforce and becoming a larger percentage of it, which is a global phenomenon. Thirty-six percent of the workforce is multicultural, and close to half is female. It makes sense to better understand the people who are increasingly a part of your workforce, and how to best lead them and manage them as well. Q: What do companies miss out on when managers don’t flex? Hyun: There are high costs for losing people or failing to engage them. The estimated costs of replacing an employee is about 150 percent of that person’s salary. There are studies showing that employee disengagement costs the U.S. something like $450 billion a year. But voice is the biggest thing you miss out on if you don’t flex. Whenever you want innovation or increased productivity from your people, you need to figure out how to unleash these things. The way you get there is to make sure that everybody’s voice is at the table. Q: What are some of the common misassumptions that managers make about the people on their teams? Hyun: One is what I call the Golden Rule mentality: We assume when we go to the workplace that people are going to think like us and operate like us. But sometimes when you work with people from a different culture or a different generation, they may have a different mindset about doing something, or a different approach to solving a problem, or a different way to manage some situation. When see something that’s different, we don't understand it, so we don't trust it. We have this hidden bias for people who are like us. That gets in the way of really looking at how we can tap our team members best potential by understanding how their difference may help them be effective in our workplace. We’re trained, especially in the workplace, to make assumptions quickly, so that you can make the best business decision. But with people, it’s better to remain curious. If you want to build stronger cross-cultural, cross-generational, cross-gender relationships, before you make a judgment, share what you observe with that team member, and connect with him or her in ways that are mutually adaptive, so that you can work together more effectively. Q: What are the common characteristics you see in leaders who are successful at flexing? Hyun: One is what I call “adaptive ability”—leaders who are able to understand that someone on their team is different from them, and willing to adapt his or her style to do that. Another one is “unconditional positive regard,” which is basically acceptance of others, even in their vulnerable moments. This attitude of grace is critical and essential to a healthy environment in developing people. If you think about when people enter the workforce, they're only 21 years old. It’s quite a formative time for them. They may not have a lot of management experience, or experience managing complex or even global projects. Creating the best possible condition for their development requires turning their mistakes into teachable moments, and giving them an opportunity to really learn. Finally, these leaders are not rigid or constrained in a single mode or style. They have this insatiable curiosity about other people. They don’t judge when they see behavior that doesn’t make sense, or is different from their own. For example, maybe someone on their team is a less aggressive than they are. The leader needs to remain curious and thinks, “Wow, I wonder how I can engage in a dialogue with this person to get their potential out in the open.”

    Hi all, I need to obfuscate a dll that is used in a ASP.NET project, the deployment project pruduces a setup.exe which I want to distribute. I have the VS 2008 Dotfuscator installed but when I build the deployment project the project that creates the dll is rebuilt before it is added to the deployment project and added to the setup.exe.     I see people writing a function with FUNCTION instead "CREATE FUNCTION". When I saw this usage in the web I thought it was a typo or something. But in Oreilly's "Oracle 11g PL/SQL Programming" by Steven Feurenstein, the author had used the same thing. But I get errors when I execute that. Could somebody explain is it legal usage or not?.   • Creating a multi-column rollover image gallery with HTML 5

    I know it has been a while since I blogged about HTML 5. I have two posts in this blog about HTML 5. You can find them here and here.I am creating a small content website (only text,images and a contact form) for a friend of mine.He wanted to create a rollover gallery.The whole concept is that we have some small thumbnails on a page, the user hovers over them and they appear enlarged on a designated container/placeholder on a page. I am trying not to use Javascript scripts when I am using effects on a web page and this is what I will be doing in this post.  Well some people will say that HTML 5 is not supported in all browsers. That is true but most of the modern browsers support most of its recommendations. For people who still use IE6 some hacks must be devised.Well to be totally honest I cannot understand why anyone at this day and time is using IE 6.0.That really is beyond me.Well, the point of having a web browser is to be able to ENJOY the great experience that the WE? offers today.  Two very nice sites that show you what features and specifications are implemented by various browsers and their versions are http://caniuse.com/ and http://html5test.com/. At this times Chrome seems to support most of HTML 5 specifications.Another excellent way to find out if the browser supports HTML 5 and CSS 3 features is to use the Javascript lightweight library Modernizr.In this hands-on example I will be using Expression Web 4.0.This application is not a free application. You can use any HTML editor you like.You can use Visual Studio 2012 Express edition. You can download it here. In order to be absolutely clear this is not (and could not be ) a detailed tutorial on HTML 5. There are other great resources for that.Navigate to the excellent interactive tutorials of W3School.Another excellent resource is HTML 5 Doctor.For the people who are not convinced yet that they should invest time and resources on becoming experts on HTML 5 I should point out that HTML 5 websites will be ranked higher than others. Search engines will be able to locate better the content of our site and its relevance/importance since it is using semantic tags. Let's move now to the actual hands-on example. In this case (since I am mad Liverpool supporter) I will create a rollover image gallery of Liverpool F.C legends. I create a folder in my desktop. I have tested the page with IE 10 and the latest versions of Opera,Chrome and Firefox.Feel free to style your HTML 5 gallery any way you want through the magic of CSS.I did not bother adding background colors and borders because that was beyond the scope of this post.   • Upgrade OpenSSL 0.9.8k to OpenSSL 1.0.1c on Ubuntu 10.04

    We're currently using Ubuntu 10.04 and based on the PCI Compliance results, we're told to upgrade our OpenSSL. I attempted to do this using this reference: http://sandilands.info/sgordon/upgrade-latest-version-openssl-on-ubuntu and http://www.lunarforums.com/dedicated_web_hosting_at_lunarpages/upgrading_openssl-t35015.0.html Unfortunately, they didn't work for me. And when I attempted to remove the old version prior to installation, it looks like it broke a few thins in the system. The article from Steve Gordon seemed like it would work for me, but when I ran the openssl version command, it still read that it was the old version. I was wondering if anyone has any suggestions on what I should do. Fix: After following the steps from Steven Gordon, make sure you restart apache and / or restart your computer (I did both, but I'm sure a simple restart will fix it right up).

    hey all, first question... we have around 30 servers in an Active Directory environment with 600 student computers and 100 staff desktops with XP SP2/3, the win server 2003 has the staff home drives on a NAS and in the last few days after some server updates is now mapping home drives to the \servername\home instead of \severname\home\%username%, its simple to re map the network drive but is annoying. we dont use login script to map home drive but use a VB script for other network drives and if we add the home drive mapping to that it works, but shouldnt the profile option in users AD account map that correctly? which do you all recommend, AD profile mapping or VB Script mapping Home drives? thanks Steven

    Hi all, I'm new to sharepoint 2007, currently the home page is htp://internal.com/sites/osfc/Pages/Default.aspx but I would like to use htp://internal.com or have htp://internal.com redirect to the long URL. How can I do this? I thought of using a 301 redirect but the permissions on the site in IIS don't allow users to view files placed in the root and I don't want to mess with the permissions. Currently if I visit http://internal.com I see a sharepouint Access Denied page (htp://internal.com/_layouts/AccessDenied.aspx?Source=%2f). Note: I've used htp:// above as serverfault doesn't allow more than 1 https:// link. Many thanks Steven

  • Kill your temp tables using keyboard shortcuts : SSMS

    Here’s a nifty little SSMS trick that my colleague Tom Hunter educated me on the other day and I thought it was worth sharing. If you’re a keyboard shortcut junkie then you’ll love it. How often when working with code in SSMS that contains temp tables do you see the following message: Msg 2714, Level 16, State 6, Line 78 There is already an object named '#table' in the database. Quite often I would imagine, it happens to me all the time! Usually I write a bit of code at the top of the query window that goes and drops the table if it exists but there’s a much easier way of dealing with it. Remember that temp tables disappear as soon as your sessions ends hence wouldn’t it be nice if there were a quick way of recycling (i.e. stopping and restarting) your session? Well turns out there is and all it takes is a sequence of 4 keystrokes: Bring up the context menu using that mythically-named button that usually sits 3 to the right of the space bar ‘C’ for “Connection” ‘H’ for “Change Connection…” ‘Enter’ to select the same connection you had open last time (screenshots below) Once you’ve done it a few times you’ll probably have the whole sequence down to less than a second. Such a simple little trick, I’m annoyed with myself for it not occurring to me before! The only caveat is that you’ll need a “USE <database>” directive at the top of your query window but I don’t think that’s much of a bind!     I've been trying to get a good grounding with Regular Expressions, and am looking for a single book to do so. I've been going through Amazon.com's listings on this subject, and I've identified a few possibilities, but am unsure which would be best for a C# developer who can write very simple Regexs, but wants to learn more. On a scale of 0-9 where 0 is knowing how to spell "Regex" but nothing else, and 9 where I could write a book on the subject out of my own head, I would place myself at 2. Which of the following would be your choice: Mastering Regular Expressions by Jeffrey E F Friedl Regular Expressions Cookbook by Jan Goyvaerts and Steven Levithan Sams Teach Yourself Regular Expressions in 10 Minutes by Ben Forta Beginning Regular Expressions (Programmer to Programmer) by Andrew Watt Regular Expression Recipes for Windows Developers: A Problem-Solution Approach by Nathan A. Good Regular Expression Recipes: A Problem-Solution Approach by Nathan A. Good Now, according to Amazon, "Regular Expressions Cookbook" (REC) above is rated the highest according to user ratings, but only based on 20 reviews. The first one, "Mastering Regular Expressions" (MRE) is rated second based on 140 reviews. This alone suggests that MRE might be by far the best one. But is it best for a relative beginner? Would I perhaps be better getting "Beginning Regular Expressions" (BRE) instead, to start with? Please help me resolve my confusion!

  • LLBLGen Pro and JSON serialization

    I accidentally removed a reply from my previous blogpost, and as this blog-engine here at weblogs.asp.net is apparently falling apart, I can't re-add it as it thought it would be wise to disable comment controls on all posts, except new ones. So I'll post the reply here as a quote and reply on it. 'Steven' asks: What would the future be for LLBLGen Pro to support JSON for serialization? Would it be worth the effort for a LLBLGenPro user to bother creating some code templates to produce additional JSON serializable classes? Or just create some basic POCO classes which could be used for exchange of client/server data and use DTO to map these back to LLBGenPro ones? If I understand the work around, it is at the expense of losing xml serialization. Well, as described in the previous post, to enable JSON serialization, you can do that with a couple of lines and some attribute assignments. However, indeed, the attributes might make the XML serialization not working, as described in the previous blogpost. This is the case if the service you're using serializes objects using the DataContract serializer: this serializer will give up to serialize the entity objects to XML as the entity objects implement IXmlSerializable and this is a no-go area for the DataContract serializer. However, if your service doesn't use a DataContract serializer, or you serialize the objects manually to Xml using an xml serializer, you're fine. When you want to switch to Xml serializing again, instead of JSON in WebApi, and you have decorated the entity classes with the data-contract attributes, you can switch off the DataContract serializer, by setting a global configuration setting: var xml = GlobalConfiguration.Configuration.Formatters.XmlFormatter; xml.UseXmlSerializer = true; This will make the WebApi use the XmlSerializer, and run the normal IXmlSerializable interface implementation.

  • Amit Jasuja's Session at Gartner IAM with Ranjan Jain of Cisco

    If you did not get a chance to attend Amit Jasuja's session at Gartner IAM this week in Las Vegas, here is a summary of the session and a copy of the slides. The agenda featured an introduction by Ray Wagner, Managing VP at Gartner, followed by Amit discussing the trends in Identity and Access Management shaping Oracle's strategy. Today we are seeing the largest re-architecture in a decade. Every business from manufacturing to retail is transforming the way they do business. Manufacturing companies are becoming manufacturing services companies. Retail organizations are embracing social retail. Healthcare is being delivered on-line around the clock. Identity Management is at the center of the transformation. Whether you are Toyota embracing a social network for cars or launching the next Iphone, the Identity of the user provides context to enable the interaction and secure the experience. All of these require greater attention to the context of the user and externalizing applications for customers and employees.  Ranjan discussed how Cisco is transforming  by integrating 1800 applications to a single access management framework and consolidating 3M users across 4 data centers to support internal and external processes. David Lee demonstrated how to use Oracle Access Manager 11g R2 on a mobile application to sign-on across multiple applications while connecting mobile applications to a single access control policy.
