  • The Changing Face of PASS

    I’m starting my sixth year on the PASS Board.  I served two years as the Program Director, two years as the Vice-President of Marketing and I’m starting my second year as the Executive Vice-President of Finance.  There’s a pretty good chance that if PASS has done something you don’t like or is doing something you don’t like, that I’m involved in one way or another. Andy Leonard asked in a comment on his blog if the Board had ever reversed itself based on community input.  He asserted that it hadn’t.  I disagree.  I’m not going to try and list all the changes we make inside portfolios based on feedback from and meetings with the community.  I’m going to focus on major governance issues since I was elected to the Board. Management Company The first big change was our management company.  Our old management company had a standard approach to running a non-profit.  It worked well when PASS was launched.  Having a ready-made structure and process to run the organization enabled the organization to grow quickly.  As time went on we were limited in some of the things we wanted to do.  The more involved you were with PASS, the more you saw these limitations.  Key volunteers were regularly providing feedback that they wanted certain changes that were difficult for us to accomplish.  The Board at that time wanted changes that were difficult or impossible to accomplish under that structure. This was not a simple change.  Imagine a $2.5 million dollar company letting all its employees go on a Friday and starting with a new staff on Monday.  We also had a very narrow window to accomplish that so that we wouldn’t affect the Summit – our only source of revenue.  We spent the year after the change rebuilding processes and putting on the Summit in Denver.  That’s a concrete example of a huge change that PASS made to better serve its members.  And it was a change that many in the community were telling us we needed to make. Financials We heard regularly from our members that they wanted our financials posted.  Today on our web site you can find audited financials going back to 2004.  We publish our budget at the start of each year.  If you ask a question about the financials on the PASS site I do my best to answer it.  I’m also trying to do a better job answering financial questions posted in other locations.  (And yes, I know I owe a few of you some blog posts.) That’s another concrete example of a change that our members asked for that the Board agreed was a good decision. Minutes When I started on the Board the meeting minutes were very limited.  The minutes from a two day Board meeting might fit on one page.  I think we did the bare minimum we were legally required to do.  Today Board meeting minutes run from 5 to 12 pages and go into incredible detail on what we talk about.  There are certain topics that are NDA but where possible we try to list the topic we discussed but that the actual discussion was under NDA.  We also publish the agenda of Board meetings ahead of time. This is another specific example where input from the community influenced the decision.  It was certainly easier to have limited minutes but I think the extra effort helps our members understand what’s going on. Board Q&A At the 2009 Summit the Board held its first public Q&A with our members.  We’d always been available individually to answer questions.  There’s a benefit to getting us all in one room and asking the really hard questions to watch us squirm.  We learn what questions we don’t have good answers for.  We get to see how many people in the crowd look interested in the various questions and answers. I don’t recall the genesis of how this came about.  I’m fairly certain there was some community pressure though. Board Votes Until last November, the Board only reported the vote totals and not how individual Board members voted.  That was one of the topics at a great lunch I had with Tim Mitchell and Kendal van Dyke at the Summit.  That was also the topic of the first question asked at the Board Q&A by Kendal.  Kendal expressed his opposition to to anonymous votes clearly and passionately and without trying to paint anyone into a corner.  Less than 24 hours later the PASS Board voted to make individual votes public unless the topic was under NDA.  That’s another area where the Board decided to change based on feedback from our members. Summit Location While this isn’t actually a governance issue it is one of the more public decisions we make that has taken some public criticism.  There is a significant portion of our members that want the Summit near them.  There is a significant portion of our members that like the Summit in Seattle.  There is a significant portion of our members that think it should move around the country.  I was one that felt strongly that there were significant, tangible benefits to our attendees to being in Seattle every year.  I’m also one that has been swayed by some very compelling arguments that we need to have at least one outside Seattle and then revisit the decision.  I can’t tell you how the Board will vote but I know the opinion of our members weighs heavily on the decision. Elections And that brings us to the grand-daddy of all governance issues.  My thesis for this blog post is that the PASS Board has implemented policy changes in response to member feedback.  It isn’t to defend or criticize our election process.  It’s just to say that is has been under going continuous change since I’ve been on the Board.  I ran for the Board in the fall of 2005.  I don’t know much about what happened before then.  I was actively volunteering for PASS for four years prior to that as a chapter leader and on the program committee.  I don’t recall any complaints about elections but that doesn’t mean they didn’t occur.  The questions from the Nominating Committee (NomCom) were trivial and the selection process rudimentary (For example, “Tell us about your accomplishments”).  I don’t even remember who I ran against or how many other people ran.  I ran for the VP of Marketing in the fall of 2007.  I don’t recall any significant changes the Board made in the election process for that election.  I think a lot of the changes in 2007 came from us asking the management company to work on the election process.  I was expecting a similar set of puff ball questions from my previous election.  Boy, was I in for a shock.  The NomCom had found a much better set of questions and really made the interview portion difficult.  The questions were much more behavioral in nature.  I’d already written about my vision for PASS and my goals.  They wanted to know how I handled adversity, how I handled criticism, how I handled conflict, how I handled troublesome volunteers, how I motivated people and how I responded to motivation. And many, many other things. They grilled me for over an hour.  I’ve done a fair bit of technical sales in my time.  I feel I speak well under pressure addressing pointed questions.  This interview intentionally put me under pressure.  In addition to wanting to know about my interpersonal skills, my work experience, my volunteer experience and my supervisory experience they wanted to see how I’d do under pressure.  They wanted to see who would respond under pressure and who wouldn’t.  It was a bit of a shock. That was the first big change I remember in the election process.  I know there were other improvements around the process but none of them stick in my mind quite like the unexpected hour-long grilling. The next big change I remember was after the 2009 elections.  Andy Warren was unhappy with the election process and wanted to make some changes.  He worked with Hannes at HQ and they came up with a better set of processes.  I think Andy moved PASS in the right direction.  Nonetheless, after the 2010 election even more people were very publicly clamoring for changes to our election process.  In August of 2010 we had a choice to make.  There were numerous bloggers criticizing the Board and our upcoming election.  The easy change would be to announce that we were changing the process in a way that would satisfy our critics.  I believe that a knee-jerk response to criticism is seldom correct. Instead the Board spent August and September and October and November listening to the community.  I visited two SQLSaturdays and asked questions of everyone I could.  I attended chapter meetings and asked questions of as many people as they’d let me.  At Summit I made it a point to introduce myself to strangers and ask them about the election.  At every breakfast I’d sit down at a table full of strangers and ask about the election.  I’m happy to say that I left most tables arguing about the election.  Most days I managed to get 2 or 3 breakfasts in. I spent less time talking to people that had already written about the election.  They were already expressing their opinion.  I wanted to talk to people that hadn’t spoken up.  I wanted to know what the silent majority thought.  The Board all attended the Q&A session where our members expressed their concerns about a variety of issues including the election. The PASS Board also chose to create the Election Review Committee.  We wanted people from the community that had been involved with PASS to look at our election process with fresh eyes while listening to what the community had to say and give us some advice on how we could improve the process.  I’m a part of this as is Andy Warren.  None of the other members are on the Board.  I’ve sat in numerous calls and interviews with this group and attended an open meeting at the Summit.  We asked anyone that wanted to discuss the election to come speak with us.  The ERC held an open meeting at the Summit and invited anyone to attend.  There are forums on the ERC web site where we’ve invited people to participate.  The ERC has reached to key people involved in recent elections.  The years that I haven’t mentioned also saw minor improvements in the election process.  Off the top of my head I don’t recall what exact changes were made each year.  Specifically since the 2010 election we’ve gone out of our way to seek input from the community about the process.  I’m not sure what more we could have done to invite feedback from the community. I think to say that we haven’t “fixed” the election process isn’t a fair criticism at this time.  We haven’t rushed any changes through the process.  If you don’t see any changes in our election process in July or August then I think it’s fair to criticize us for ignoring the community or ask for an explanation for what we’ve done. In Summary Andy’s main point was that the PASS Board hasn’t changed in response to our members wishes.  I think I’ve shown that time and time again the PASS Board has changed in response to what our members want.  There are only two outstanding issues: Summit location and elections.  The 2013 Summit location hasn’t been decided yet.  Our work on the elections is also in progress.  And at every step in the election review we’ve gone out of our way to listen to the community and incorporate their feedback on the process. I also hope I’m not encouraging everyone that wants some change in the organization to organize a “blog rush” against the Board.  We take public suggestions very seriously but we also take the time to evaluate those suggestions and learn what the rest of our members think and make a measured decision.

  • How to Manage Technical Employees

    In my current position as Software Engineering Manager I have been through a lot of ups and downs with staffing, ranging from laying-off everyone who was on my team as we went through the great economic downturn in 2007-2008, to numerous rounds of interviewing and hiring contractors, full-time employees, and converting some contractors to employee status.  I have not yet blogged much about my experiences, but I plan to do that more in the next few months.  But before I do that, let me point you to a great article that somebody else wrote on The Unspoken Truth About Managing Geeks that really hits the target.  If you are a non-technical person who manages technical employees, you definitely have to read that article.  And if you are a technical person who has been promoted into management, this article can really help you do your job and communicate up the line of command about your team.  When you move into management with all the new and different demands put on you, it is easy to forget how things work in the tech subculture, and to lose touch with your team.  This article will help you remember what’s going on behind the scenes and perhaps explain why people who used to get along great no longer are, or why things seem to have changed since your promotion. I have to give credit to Andy Leonard (blog | twitter) for helping me find that article.  I have been reading his series of ramble-rants on managing tech teams, and the above article is linked in the first rant in the series, entitled Goodwill, Negative and Positive.  I have read a handful of his entries in this series and so far I pretty much agree with everything he has said, so of course I would encourage you to read through that series, too.

  • Hekaton – SQL Server’s in-memory database engine

    Microsoft have just gone public at the PASS Summit in Seattle about a new SQL Server engine that they’re working on which is optimized for high-memory servers – an in-memory OLTP database engine which is built-in to SQL Server rather than a separate entity.  This means that you can move just the performance critical parts of your database to Hekaton. The new engine really pushes the performance boundaries by eliminating as many instructions as possible: Main memory optimized tables which are decoupled from on-disk structures; Everything is lock and latch free; More work is pushed to compile time so your T-SQL code is compiled natively into low-level code.     Somehow, I managed to miss Movember last year but this year I’m lined-up to grow an outrageous moustache for charity.   • An MCM exam, Rob? Really?

    I took the SQL 2008 MCM Knowledge exam while in Seattle for the PASS Summit ten days ago. I wasn’t planning to do it, but I got persuaded to try. I was meaning to write this post to explain myself before the result came out, but it seems I didn’t get typing quickly enough. Those of you who know me will know I’m a big fan of certification, to a point. I’ve been involved with Microsoft Learning to help create exams. I’ve kept my certifications current since I first took an exam back in 1998, sitting many in beta, across quite a variety of topics. I’ve probably become quite good at them – I know I’ve definitely passed some that I really should’ve failed. I’ve also written that I don’t think exams are worth studying for. (That’s probably not entirely true, but it depends on your motivation. If you’re doing learning, I would encourage you to focus on what you need to know to do your job better. That will help you pass an exam – but the two skills are very different. I can coach someone on how to pass an exam, but that’s a different kind of teaching when compared to coaching someone about how to do a job. For example, the real world includes a lot of “it depends”, where you develop a feel for what the influencing factors might be. In an exam, its better to be able to know some of the “Don’t use this technology if XYZ is true” concepts better.) As for the Microsoft Certified Master certification… I’m not opposed to the idea of having the MCM (or in the future, MCSM) cert. But the barrier to entry feels quite high for me. When it was first introduced, the nearest testing centres to me were in Kuala Lumpur and Manila. Now there’s one in Perth, but that’s still a big effort. I know there are options in the US – such as one about an hour’s drive away from downtown Seattle, but it all just seems too hard. Plus, these exams are more expensive, and all up – I wasn’t sure I wanted to try them, particularly with the fact that I don’t like to study. I used to study for exams. It would drive my wife crazy. I’d have some exam scheduled for some time in the future (like the time I had two booked for two consecutive days at TechEd Australia 2005), and I’d make sure I was ready. Every waking moment would be spent pouring over exam material, and it wasn’t healthy. I got shaken out of that, though, when I ended up taking four exams in those two days in 2005 and passed them all. I also worked out that if I had a Second Shot available, then failing wasn’t a bad thing at all. Even without Second Shot, I’m much more okay about failing. But even just trying an MCM exam is a big effort. I wouldn’t want to fail one of them. Plus there’s the illusion to maintain. People have told me for a long time that I should just take the MCM exams – that I’d pass no problem. I’ve never been so sure. It was almost becoming a pride-point. Perhaps I should fail just to demonstrate that I can fail these things. Anyway – boB Taylor (@sqlboBT) persuaded me to try the SQL 2008 MCM Knowledge exam at the PASS Summit. They set up a testing centre in one of the room there, so it wasn’t out of my way at all. I had to squeeze it in between other commitments, and I certainly didn’t have time to even see what was on the syllabus, let alone study. In fact, I was so exhausted from the week that I fell asleep at least once (just for a moment though) during the actual exam. Perhaps the questions need more jokes, I’m not sure. I knew if I failed, then I might disappoint some people, but that I wouldn’t’ve spent a great deal of effort in trying to pass. On the other hand, if I did pass I’d then be under pressure to investigate the MCM Lab exam, which can be taken remotely (therefore, a much smaller amount of effort to make happen). In some ways, passing could end up just putting a bunch more pressure on me. Oh, and I did.

  • Congratulations to Gavin Payne–Microsoft Certified Architect

    Huge congratulations to Gavin who became the 6th person in the WORLD outside Microsoft to qualify as a Microsoft Certified Architect in SQL Server today. Gavin’s worked so hard for this since the start of the year and all that work culminated in a grilling 4 hour review board during the PASS summit in Seattle less than 2 weeks ago -- he received his official results last night. To put things into perspective, there are only 25 people on the planet that are qualified to this level in SQL Server; only 6 of those don’t work for Microsoft; and 2 of those work for Coeo. Coeo is the only partner in the UK to have an MCA in SQL Server, and now we have 2!   • PASS Conference 2011 Topic: Multitenant Design and Sharding with SQL Azure

    I am really happy to announce that I have been accepted as a speaker at the 2011 PASS Conference in Seattle. The topic? It will be about SQL Azure scalability using shards, and the Data Federation feature of SQL Azure. I will also talk extensively about the community open-source sharding library Enzo SQL Shard (enzosqlshard.codeplex.com) and show how to make the most out of it. In general, the presentation will provide details about how to properly design an application for sharding, how to make it work for SQL Server, SQL Azure, and how to leverage the upcoming Data Federation technology that Microsoft is planning. The primary objective is to turn sharding an implementation concern, not a development concern. Using a library like Enzo SQL Shard will help you achieve this objective.     I’m back from Seattle where I attended the MVP Summit and presented the Windows Embedded Compact 7 training materials during the Train The Trainer in Bellevue (many thanks to all the people attending and providing great suggestions to improve the materials!). The MVP summit was a great chance to discover new things about all the different technologies, to see old friends and meet new ones. The TTT location (Microsoft training facilities at Lincoln square in Bellevue) was great and here’s the landscape that the attendees could enjoy (partially ruined by my presence in the foreground!).   • Reflections on GiveCamp

    I participated in the Seattle GiveCamp over the weekend, and am entirely impressed.  GiveCamp is a great event – I especially like how rewarding it is for everybody involved.  I strongly encourage any and all developers to watch for future GiveCamp events, and consider participating, for many reasons… GiveCamp provides real value to organizations that truly need help.  The Seattle event alone succeeded in helping sixteen non-profit organizations in many different ways.  The projects involved varied dramatically, including website redesigns, SEO, reworking data management workflows, and even game development.  Many non-profits have a strong need for good, quality technical help.  However, nearly every non-profit organization has an incredibly limited budget.  GiveCamp is a way to really give back, and provide incredibly valuable help to organizations that truly benefit. My experience has shown many developers to be incredibly generous – this is a chance to dedicate your energy to helping others in a way that really takes advantage of your expertise.  Your time as a developer is incredibly valuable, and this puts something of incredible value directly into the hands of places its needed. First, and foremost, GiveCamp is about providing technical help to non-profit organizations in need. GiveCamp can make you a better developer.  This is a fantastic opportunity for us, as developers, to work with new people, in a new setting.  The incredibly short time frame (one weekend for a deliverable project) and intense motivation to succeed provides a huge opportunity for learning from peers.  I’d personally like to thank off the developers with whom I worked – I learned something from each and every one of you.  I hope to see and work with all of you again someday. GiveCamp provides an opportunity for you to work outside of your comfort zone. While it’s always nice to be an expert, it’s also valuable to work on a project where you have little or no direct experience.  My team focused on a complete reworking of our organizations message and a complete new website redesign and deployment using WordPress.  While I’d used WordPress for my blog, and had some experience, this is completely unrelated to my professional work.  In fact, nobody on our team normally worked directly with the technologies involved – yet together we managed to succeed in delivering our goals.  As developers, it’s easy to want to stay abreast of new technology surrounding our expertise, but its rare that we get a chance to sit down and work on something practical that is completely outside of our normal realm of work.  I’m a desktop developer by trade, and spent much of the weekend working with CSS and Photoshop.  Many of the projects organizations need don’t match perfectly with the skill set in the room – yet all of the software professionals rose to the occasion and delivered practical, usable applications. GiveCamp is a short term, known commitment. While this seems obvious, I think it’s an important aspect to remember.  This is a huge part of what makes it successful – you can work, completely focused, on a project, then walk away completely when you’re done.  There is no expectation of continued involvement.  While many of the professionals I’ve talked to are willing to contribute some amount of their time beyond the camp, this is not expected. The freedom this provides is immense.  In addition, the motivation this brings is incredibly valuable.  Every developer in the room was very focused on delivering in time – you have one shot to get it as good as possible, and leave it with the organization in a way that can be maintained by them.  This is a rare experience – and excellent practice at time management for everyone involved. GiveCamp provides a great way to meet and network with your peers. Not only do you get to network with other software professionals in your area – you get to network with amazing people.  Every single person in the room is there to try to help people.  The balance of altruism, intelligence, and expertise in the room is something I’ve never before experienced. During the presentations of what was accomplished, I felt blessed to participate.  I know many people in the room were incredibly touched by the level of dedication and accomplishment over the weekend. GiveCamp is fun. At the end of the experience, I would have signed up again, even if it was a painful, tedious weekend – merely due to the amazing accomplishments achieved throughout the event.  However, the event is fun.  Everybody I talked to, the entire weekend, was having a good time.  While there were many faces focused into a near grimace at times (including mine, I’ll admit), this was always in response to a particularly challenging problem or task.  The challenges just added to the overall enjoyment of the weekend – part of why I became a developer in the first place is my love for challenge and puzzles, and a short deadline using unfamiliar technology provided plenty of opportunity for puzzles.  As soon as people would stand up, it was another smile.   If you’re a developer, I’d recommend looking at GiveCamp more closely.  Watch for an event in your area.  If there isn’t one, consider building a team and organizing an event.  The experience is worth the commitment.

My wife and I once went to sleep, back when we lived in the Heights neighborhood in Houston, and when we woke up the next day, the house across the street had been removed . We never heard a thing.   • High Jinks, Hi Jacks, Exceptional DBA Awards and PASS

    The countdown to PASS has counted down.  The day after tomorrow I will board a plane, like many others, on my way for the 4th year in a row to SQL PASS Summit.  The anticipation has been excruciating but luckily I have this little thing called a day job as a DBA that has kept me busy and not thinking too much about the event. Well that is not exactly true since my beautiful wife works for PASS so we get to talk about SQL from the time we wake up until late in the evening. I would not have it any other way and I feel very fortunate to be a part of this great event and to have been chosen as the Exceptional DBA Award judge also for the 4th year in a row.  This year, I will have been again tasked with presenting the award to the winner, Mr. Jeff Moden and it will be a true honor to meet him in person as I have read many of his articles on SSC and have attended his session at PASS previously.  The speech is all ready but one item remains, which will be a surprise to all who attend the party on Tuesday night in Seattle (see links below).  Let's face it, Exceptional DBAs everywhere work very hard protecting our data stores, tuning queries, mentoring, saving money, installing clusters, etc and once in a while there is time to be exceptionally non-professional and have a bit of fun. Once incident that happened this year that falls under the High Jinks category was when my network admin asked if I could Telnet into a SQL instance and see if I could make the connection through the firewall that he had just configured. I was able to establish a connection on port 1433 and it occurred to me that it would be very interesting if I could actually run T-SQL queries via a Telnet session much like you might do with an SMTP server. With that thought, I proceeded to demonstrate this could be possible by convincing my senior DBA Shawn McGehee that I was able to do so. At first he did not believe me. It shook his world view.  It was inconceivable.  What I had done, behind the scenes, of course, was to copy and rename SQLCMD.exe to Telnet.exe and used it to connect and run a simple, "Select * from sys.databases" on the SQL instance. I think if it had been anyone other than Shawn I could have extended this ruse indefinitely but he caught on within 30 seconds. It was a fun thirty seconds though. On the High Jacks side of the house, which is really merged to be SQL HACKS, I finally, after several years of struggling with how to connect to an untrusted domain like in a DMZ with a windows account in SSMS, I stumbled upon a solution that does away with the requirement to use SQL Authentication.  While "Runas" is a great command to use to run an application with a higher privileged account, I had not previously been able to figure out how to connect to the remote domain with SSMS and "Runsas". It never connected and caused a login failure every time for the remote windows domain account. Then I ran across an option for "Runas",   "/netonly".  This option postpones the login until a connection is made and only then passes the remote login you supply when you first launch SSMS with the "Runas" command. So a typical shortcut would look like: "C:\Windows\System32\runas.exe /netonly /user:remotedomain.com\rodlandrum "C:\Program Files\Microsoft SQL Server\100\Tools\Binn\VSShell\Common7\IDE\Ssms.exe" You will want to make sure the passwords are synced between the two domains, your local domain and the remote domain, otherwise you may have account lockout issues, but I have found in weeks of testing this is a stable solution. Now it is time to get ready to head for Seattle.   • Craftsmanship Tour Day 0: New York

    Arriving at JFK, at dawn, is beautiful. From above 1,000ft I can see no crime, poverty or ugliness – just the dark orange sunrise-through-smog. The Atlantic appears calm, and I take that as a good sign. Today is the first day of my software craftsmanship tour. I will be visiting three of the shining lights of the software industry over five days, exchanging ideas and learning. Arriving on the red eye from Seattle I feel like hell. My lips, not used to the dry air, are cracked and bleeding. I get changed in the JFK restroom and make my way from the airport. Following Rik’s directions I take the airtrain to Jamaica. Rik is an engineering manager at Didit in Long Island, the first stop on my tour. From Jamaica I take the Long Island Rail Road train to Rockville Centre, home of Didit.
