• Is Social Media The Vital Skill You Aren’t Tracking?

  By Mark Bennett - Originally featured in Talent Management Excellence The ever-increasing presence of the workforce on social media presents opportunities as well as risks for organizations. While on the one hand, we read about social media embarrassments happening to organizations, on the other we see that social media activities by workers and candidates can enhance a company’s brand and provide insight into what individuals are, or can become, influencers in the social media sphere. HR can play a key role in helping organizations make the most value out of the activities and presence of workers and candidates, while at the same time also helping to manage the risks that come with the permanence and viral nature of social media. What is Missing from Understanding Our Workforce? “If only HP knew what HP knows, we would be three-times more productive.”  Lew Platt, Former Chairman, President, CEO, Hewlett-Packard  What Lew Platt recognized was that organizations only have a partial understanding of what their workforce is capable of. This lack of understanding impacts the company in several negative ways: 1. A particular skill that the company needs to access in one part of the organization might exist somewhere else, but there is no record that the skill exists, so the need is unfulfilled. 2. As market conditions change rapidly, the company needs to know strategic options, but some options are missed entirely because the company doesn’t know that sufficient capability already exists to enable those options. 3. Employees may miss out on opportunities to demonstrate how their hidden skills could create new value to the company. Why don’t companies have that more complete picture of their workforce capabilities – that is, not know what they know? One very good explanation is that companies put most of their efforts into rating their workforce according to the jobs and roles they are filling today. This is the essence of two important talent management processes: recruiting and performance appraisals.  In recruiting, a set of requirements is put together for a job, either explicitly or indirectly through a job description. During the recruiting process, much of the attention is paid towards whether the candidate has the qualifications, the skills, the experience and the cultural fit to be successful in the role. This makes a lot of sense.  In the performance appraisal process, an employee is measured on how well they performed the functions of their role and in an effort to help the employee do even better next time, they are also measured on proficiency in the competencies that are deemed to be key in doing that job. Again, the logic is impeccable.  But in both these cases, two adages come to mind: 1. What gets measured is what gets managed. 2. You only see what you are looking for. In other words, the fact that the current roles the workforce are performing are the basis for measuring which capabilities the workforce has, makes them the only capabilities to be measured. What was initially meant to be a positive, i.e. identify what is needed to perform well and measure it, in order that it can be managed, comes with the unintended negative consequence of overshadowing the other capabilities the workforce has. This also comes with an employee engagement price, for the measurements and management of workforce capabilities is to typically focus on where the workforce comes up short. Again, it makes sense to do this, since improving a capability that appears to result in improved performance benefits, both the individual through improved performance ratings and the company through improved productivity. But this is based on the assumption that the capabilities identified and their required proficiencies are the only attributes of the individual that matter. Anything else the individual brings that results in high performance, while resulting in a desired performance outcome, often goes unrecognized or underappreciated at best. As social media begins to occupy a more important part in current and future roles in organizations, businesses must incorporate social media savvy and innovation into job descriptions and expectations. These new measures could provide insight into how well someone can use social media tools to influence communities and decision makers; keep abreast of trends in fast-moving industries; present a positive brand image for the organization around thought leadership, customer focus, social responsibility; and coordinate and collaborate with partners. These measures should demonstrate the “social capital” the individual has invested in and developed over time. Without this dimension, “short cut” methods may generate a narrow set of positive metrics that do not have real, long-lasting benefits to the organization. How Workforce Reputation Management Helps HR Harness Social Media With hundreds of petabytes of social media data flowing across Facebook, LinkedIn and Twitter, businesses are tapping technology solutions to effectively leverage social for HR. Workforce reputation management technology helps organizations discover, mobilize and retain talent by providing insight into the social reputation and influence of the workforce while also helping organizations monitor employee social media policy compliance and mitigate social media risk.  There are three major ways that workforce reputation management technology can play a strategic role to support HR: 1. Improve Awareness and Decisions on Talent Many organizations measure the skills and competencies that they know they need today, but are unaware of what other skills and competencies their workforce has that could be essential tomorrow. How about whether your workforce has the reputation and influence to make their skills and competencies more effective? Many organizations don’t have insight into the social media “reach” their workforce has, which is becoming more critical to business performance. These features help organizations, managers, and employees improve many talent processes and decision making, including the following: Hiring and Assignments. People and teams with higher reputations are considered more valuable and effective workers. Someone with high reputation who refers a candidate also can have high credibility as a source for hires.   Training and Development. Reputation trend analysis can impact program decisions regarding training offerings by showing how reputation and influence across the workforce changes in concert with training. Worker reputation impacts development plans and goal choices by helping the individual see which development efforts result in improved reputation and influence.   Finding Hidden Talent. Managers can discover hidden talent and skills amongst employees based on a combination of social profile information and social media reputation. Employees can improve their personal brand and accelerate their career development.  2. Talent Search and Discovery The right technology helps organizations find information on people that might otherwise be hidden. By leveraging access to candidate and worker social profiles as well as their social relationships, workforce reputation management provides companies with a more complete picture of what their knowledge, skills, and attributes are and what they can in turn access. This more complete information helps to find the right talent both outside the organization as well as the right, perhaps previously hidden talent, within the organization to fill roles and staff projects, particularly those roles and projects that are required in reaction to fast-changing opportunities and circumstances. 3. Reputation Brings Credibility Workforce reputation management technology provides a clearer picture of how candidates and workers are viewed by their peers and communities across a wide range of social reputation and influence metrics. This information is less subject to individual bias and can impact critical decision-making. Knowing the individual’s reputation and influence enables the organization to predict how well their capabilities and behaviors will have a positive effect on desired business outcomes. Many roles that have the highest impact on overall business performance are dependent on the individual’s influence and reputation. In addition, reputation and influence measures offer a very tangible source of feedback for workers, providing them with insight that helps them develop themselves and their careers and see the effectiveness of those efforts by tracking changes over time in their reputation and influence. The following are some examples of the different reputation and influence measures of the workforce that Workforce Reputation Management could gather and analyze: Generosity – How often the user reposts other’s posts. Influence – How often the user’s material is reposted by others.  Engagement – The ratio of recent posts with references (e.g. links to other posts) to the total number of posts.  Activity – How frequently the user posts. (e.g. number per day)  Impact – The size of the users’ social networks, which indicates their ability to reach unique followers, friends, or users.   Clout – The number of references and citations of the user’s material in others’ posts.  The Vital Ingredient of Workforce Reputation Management: Employee Participation “Nothing about me, without me.” Valerie Billingham, “Through the Patient’s Eyes”, Salzburg Seminar Session 356, 1998 Since data resides primarily in social media, a question arises: what manner is used to collect that data? While much of social media activity is publicly accessible (as many who wished otherwise have learned to their chagrin), the social norms of social media have developed to put some restrictions on what is acceptable behavior and by whom. Disregarding these norms risks a repercussion firestorm. One of the more recognized norms is that while individuals can follow and engage with other individual’s public social activity (e.g. Twitter updates) fairly freely, the more an organization does this unprompted and without getting permission from the individual beforehand, the more likely the organization risks a totally opposite outcome from the one desired. Instead, the organization must look for permission from the individual, which can be met with resistance. That resistance comes from not knowing how the information will be used, how it will be shared with others, and not receiving enough benefit in return for granting permission. As the quote above about patient concerns and rights succinctly states, no one likes not feeling in control of the information about themselves, or the uncertainty about where it will be used. This is well understood in consumer social media (i.e. permission-based marketing) and is applicable to workforce reputation management. However, asking permission leaves open the very real possibility that no one, or so few, will grant permission, resulting in a small set of data with little usefulness for the company. Connecting Individual Motivation to Organization Needs So what is it that makes an individual decide to grant an organization access to the data it wants? It is when the individual’s own motivations are in alignment with the organization’s objectives. In the case of workforce reputation management, when the individual is motivated by a desire for increased visibility and career growth opportunities to advertise their skills and level of influence and reputation, they are aligned with the organizations’ objectives; to fill resource needs or strategically build better awareness of what skills are present in the workforce, as well as levels of influence and reputation. Individuals can see the benefit of granting access permission to the company through multiple means. One is through simple social awareness; they begin to discover that peers who are getting more career opportunities are those who are signed up for workforce reputation management. Another is where companies take the message directly to the individual; we think you would benefit from signing up with our workforce reputation management solution. Another, more strategic approach is to make reputation management part of a larger Career Development effort by the company; providing a wide set of tools to help the workforce find ways to plan and take action to achieve their career aspirations in the organization. An effective mechanism, that facilitates connecting the visibility and career growth motivations of the workforce with the larger context of the organization’s business objectives, is to use game mechanics to help individuals transform their career goals into concrete, actionable steps, such as signing up for reputation management. This works in favor of companies looking to use workforce reputation because the workforce is more apt to see how it fits into achieving their overall career goals, as well as seeing how other participation brings additional benefits.  Once an individual has signed up with reputation management, not only have they made themselves more visible within the organization and increased their career growth opportunities, they have also enabled a tool that they can use to better understand how their actions and behaviors impact their influence and reputation. Since they will be able to see their reputation and influence measurements change over time, they will gain better insight into how reputation and influence impacts their effectiveness in a role, as well as how their behaviors and skill levels in turn affect their influence and reputation. This insight can trigger much more directed, and effective, efforts by the individual to improve their ability to perform at a higher level and become more productive. The increased sense of autonomy the individual experiences, in linking the insight they gain to the actions and behavior changes they make, greatly enhances their engagement with their role as well as their career prospects within the company. Workforce reputation management takes the wide range of disparate data about the workforce being produced across various social media platforms and transforms it into accessible, relevant, and actionable information that helps the organization achieve its desired business objectives. Social media holds untapped insights about your talent, brand and business, and workforce reputation management can help unlock them. In the previous post JMS Step 1 - How to Create a Simple JMS Queue in Weblogic Server 11g I showed you how to create a JMS queue and its dependent objects in WebLogic Server. In this article, we will use a sample program to write a message to that queue. Please review the previous post if you have not created those objects yet, as they will be required later in this example. The previous post also includes useful background information and links to the Oracle documentation for addional research. The following post in this series will show how to read the message from the queue again. 1. Source code The following java code will be used to write a message to the JMS queue. It is based on a sample program provided with the WebLogic Server installation. The sample is not installed by default, but needs to be installed manually using the WebLogic Server Custom Installation option, together with many, other useful samples. You can either copy-paste the following code into your editor, or install all the samples. Copy the above QueueSend.java file to this directory. Set the CLASSPATH and environment to match the WebLogic server environment. Go to $MIDDLEWARE_HOME/user_projects/domains/base_domain/bin  and execute . ./setDomainEnv.sh Collect the following information required to run the script: The JNDI name of a JMS queue to use In the Weblogic server console > Services > Messaging > JMS Modules > (Module name, e.g. TestJMSModule) > (JMS queue name, e.g. TestJMSQueue)Select the queue and note its JNDI name, e.g. jms/TestJMSQueue The JNDI name of a connection factory to connect to the queue Follow the same path as above to get the connection factory for the above queue, e.g. TestConnectionFactory and its JNDI namee.g. jms/TestConnectionFactory The URL and port of the WebLogic server running the above queue Check the JMS server for the above queue and the managed server it is targeted to, for example soa_server1. Now find the port this managed server is listening on, by looking at its entry under Environment > Servers in the WLS console, e.g. 8001 The URL for the server to be given to the QueueSend program in this example will therefore be t3://host.domain:8001 e.g. t3://jbevans-lx.de.oracle.com:8001 Edit QueueSend.java and enter the above queue name and connection factory respectively under ...public final static String  JMS_FACTORY=" jms/TestConnectionFactory "; ... public final static String QUEUE=" jms/TestJMSQueue "; ... In the WLS console, go to the queue and select Monitoring to confirm that a new message was written to the queue. 2.2 From JDeveloper Create a new application in JDeveloper, called, for example JMSTests. When prompted for a project name, enter QueueSend and select Java as the technology Default Package = examples.jms.queue (but you can enter anything here as you will overwrite it in the code later). Leave the other values at their defaults. Press Finish Create a new Java class called QueueSend and use the default values This will create a file called QueueSend.java. Open QueueSend.java, if it is not already open and replace all its contents with the QueueSend java code listed above Some lines might have warnings due to unfound objects. These are due to missing libraries in the JDeveloper project. Add the following libraries to the JDeveloper project: right-click the QueueSend  project in the navigation menu and select Libraries and Classpath , then Add JAR/Directory  Go to the folder containing the JDeveloper installation and find/choose the file javax.jms_1.1.1.jar , e.g. at D:\oracle\jdev11116\modules\javax.jms_1.1.1.jar Do the same for the weblogic.jar file located, for example in D:\oracle\jdev11116\wlserver_10.3\server\lib\weblogic.jar Now you should be able to compile the project, for example by selecting the Make or Rebuild icons   If you try to execute the project, you will get a usage message, as it requires a parameter pointing to the WLS installation containing the JMS queue, for example t3://jbevans-lx.de.oracle.com:8001 . You can automatically pass this parameter to the program from JDeveloper by editing the project’s Run/Debug/Profile. Select the project properties, select Run/Debug/Profile and edit the Default run configuration and add the connection parameter to the Program Arguments field If you execute it again, you will see that it has passed the parameter to the start command If you get a ClassNotFoundException for the class weblogic.jndi.WLInitialContextFactory , then check that the weblogic.jar file was correctly added to the project in one of the earlier steps above. You need to enable program input for the project first. Select the project’s properties, then Tool Settings, then check the Allow Program Input checkbox at the bottom and Save. Now when you execute the project, you will get a text entry field at the bottom into which you can enter the payload. You can enter multiple messages until you enter “quit”, which will cause the program to stop. • WebLogic Server–Use the Execution Context ID in Applications–Lessons From Hansel and Gretel

  I learned a neat trick this week.  Don’t let your breadcrumbs go to waste like Hansel and Gretel did!  Keep track of the code path, logs and errors for each request as they flow through the system.  Earlier this week an OTN forum post in the WLS – General category by Oracle Ace John Stegeman asked a question how to retrieve the Execution Context ID so that it could be used on an error page that a user could provide to a help desk or use to check with application administrators so they could look up what went wrong.  What is the Execution Context ID (ECID)?  Fusion Middleware injects an ECID as a request enters the system and it says with the request as it flows from Oracle HTTP Server to Oracle Web Cache to multiple WebLogic Servers to the Oracle Database. It’s a way to uniquely identify a request across tiers.  According to the documentation it’s: The value of the ECID is a unique identifier that can be used to correlate individual events as being part of the same request execution flow. For example, events that are identified as being related to a particular request typically have the same ECID value.  The format of the ECID string itself is determined by an internal mechanism that is subject to change; therefore, you should not have or place any dependencies on that format. The novel idea that I see John had was to extend this concept beyond the diagnostic information that is captured by Fusion Middleware.  Why not also use this identifier in your logs and errors so you can correlate even more information together!  Your logging might already identify the user, so why not identify the request so you filter down even more.  All you need to do inside of WebLogic Server to get ahold of this information is invoke DiagnosticConextHelper: weblogic.diagnostics.context.DiagnosticContextHelper.getContextId() This class has other helpful methods to see other values tracked by the diagnostics framework too.  This way I can see even more detail and get information across tiers. In performance profiling, this can be very handy to track down where time is being spent in code.  I’ve blogged and made videos about this before.  JRockit Flight Recorder can use the WLDF Diagnostic Volume in WLS 10.3.3+ to automatically capture and correlate lots of helpful information for each request without installing any special agents and with the out-of-the-box JRockit and WLS settings!  You can see here how information is displayed in JRockit Flight Recorder about a single request as it calls a Servlet, which calls an EJB, which gets a DB connection, which starts a transaction, etc.  You can get timings around everything and even see the SQL that is used. http://download.oracle.com/docs/cd/E21764_01/web.1111/e13714/using_flightrecorder.htm#WLDFC480 Recent versions of the WLS console also are able to visualize this data too, so it works with other JVMs besides JRockit when you turn on WLDF instrumentation. I wrote a little sample application that verified to myself that the ECID did actually cross JVM boundaries.  I invoked a Servlet in one JVM, which acted as an EJB client to Stateless Session Bean running in another JVM.  Each call returned the same ECID.  You need to turn on WLDF Instrumentation for this to work otherwise the framework returns null.  I’m glad John put me on to this API as I have some interesting ideas on how to correlate some information together.

  When using AutoSuggestBehavior for a UI Component, the auto suggest list is displayed as soon as the user starts typing in the field. In this article, we will find how to restrict the autosuggest list to be displayed till the user types in couple of characters. This would be more useful in the low latency networks and also the autosuggest list is bigger. We could display a static message to let the user know that they need to type in more characters to get a list for picking a value from. Final output we would expect is like the below image Lets see how we can implement this. Assuming we have an input text for the users to enter the country name and an autosuggest behavior is added to it. <af:inputText label="Country" id="it1"> <af:autoSuggestBehavior /> </af:inputText> Also, assuming we have a VO (we'll name it as CountryView for this example), with a view criteria to filter out the VO based on the bind variable passed. The last parameter for the SelectItem (boolean) is to make it as readOnly, so that users would not be able to select this static message from the displayed list. • Java EE 7 Roadmap

  The Java EE 6 Platform, released in December 2009, has seen great uptake from the community with its POJO-based programming model, lightweight Web Profile, and extension points. There are now 13 Java EE 6 compliant appserver implementations today! When we announced the Java EE 7 JSR back in early 2011, our plans were that we would release it by Q4 2012. This target date was slightly over three years after the release of Java EE 6, but at the same time it meant that we had less than two years to complete a fairly comprehensive agenda — to continue to invest in significant enhancements in simplification, usability, and functionality in updated versions of the JSRs that are currently part of the platform; to introduce new JSRs that reflect emerging needs in the community; and to add support for use in cloud environments. We have since announced a minor adjustment in our dates (to the spring of 2013) in order to accommodate the inclusion of JSRs of importance to the community, such as Web Sockets and JSON-P. At this point, however, we have to make a choice. Despite our best intentions, our progress has been slow on the cloud side of our agenda. Partially this has been due to a lack of maturity in the space for provisioning, multi-tenancy, elasticity, and the deployment of applications in the cloud. And partially it is due to our conservative approach in trying to get things "right" in view of limited industry experience in the cloud area when we started this work. Because of this, we believe that providing solid support for standardized PaaS-based programming and multi-tenancy would delay the release of Java EE 7 until the spring of 2014 — that is, two years from now and over a year behind schedule. In our opinion, that is way too long. We have therefore proposed to the Java EE 7 Expert Group that we adjust our course of action — namely, stick to our current target release dates, and defer the remaining aspects of our agenda for PaaS enablement and multi-tenancy support to Java EE 8. Of course, we continue to believe that Java EE is well-suited for use in the cloud, although such use might not be quite ready for full standardization. Even today, without Java EE 7, Java EE vendors such as Oracle, Red Hat, IBM, and CloudBees have begun to offer the ability to run Java EE applications in the cloud. Deferring the remaining cloud-oriented aspects of our agenda has several important advantages: It allows Java EE Platform vendors to gain more experience with their implementations in this area and thus helps us avoid risks entailed by trying to standardize prematurely in an emerging area. It means that the community won't need to wait longer for those features that are ready at the cost of those features that need more time. Because we have already laid some of the infrastructure for cloud support in Java EE 7, including resource definition metadata, improved security configuration, JPA schema generation, etc., it will allow us to expedite a Java EE 8 release. We therefore plan to target the Java EE 8 Platform release for the spring of 2015. This shift in the scope of Java EE 7 allows us to better retain our focus on enhancements in simplification and usability and to deliver on schedule those features that have been most requested by developers. These include the support for HTML 5 in the form of Web Sockets and JSON-P; the simplified JMS 2.0 APIs; improved Managed Bean alignment, including transactional interceptors; the JAX-RS 2.0 client API; support for method-level validation; a much more comprehensive expression language; and more. We feel strongly that this is the right thing to do, and we hope that you will support us in this proposed direction.

• Spring boot JAR as windows service

  I am trying to wrap a spring boot "uber JAR" with procrun. Running the following works as expected: java -jar my.jar I need my spring boot jar to automatically start on windows boot. The nicest solution for this would be to run the jar as a service (same as a standalone tomcat). When I try to run this I am getting "Commons Daemon procrun failed with exit value: 3" Looking at the spring-boot source it looks as if it uses a custom classloader: https://github.com/spring-projects/spring-boot/blob/master/spring-boot-tools/spring-boot-loader/src/main/java/org/springframework/boot/loader/JarLauncher.java I also get a "ClassNotFoundException" when trying to run my main method directly. java -cp my.jar my.MainClass Is there a method I can use to run my main method in a spring boot jar (not via JarLauncher)? Has anyone successfully integrated spring-boot with procrun? I am aware of http://wrapper.tanukisoftware.com/. However due to their licence I can't use it. • Objective-C with some Objective-C++, calling a normal c++ method "referenced from" problem

  Hi, I made an Objective-C project for the iPhone. I had only one cpp class, the soundEngine taken from some Apple demo. Now I'm trying to merge OpenFeint which is coded in Objective-C++. As soon as I drop in the code without even referring to it from my code, when I hit Build, my Objective-C code cannot find the methods of the cpp file. All the class files compile, but in the linking stage it says something like: "_SoundEngine_SetDisabled", referenced from: someClass.o Note that it is adding an underscore in front of the methods when it's reporting these linking errors. P.S. I know that for OpenFeint first thing one should do is convert the files to .mm but if possible I don't want to go down that road at this stage of development. I was going to try create a wrapper Objective-C++ class for it. I read someone managed to do that.

  I have got the following error a few times in my MVC applications, and have only managed to get past it by recreating my entire solution from scratch. The error message says make sure there is a paramaterless public constructor, but of course there is one. What else could this error refer to? • Mixing AJAX requests with Flash scope objects not working

  I have a JSF page that displays a table from an object called TableQuery that supports stateful pagination, sorting, etc. The bean that accesses the object is a RequestScoped object, and it attempts to preserve the TableQuery by storing it the flash map. The accessor method looks like this: public TableQuery<SysLog> getQuery() { if (query != null) return query; Flash flash = FacesContext.getCurrentInstance(). getExternalContext().getFlash(); query = (TableQuery) flash.get("Query"); if (query != null) System.out.println("TableSysLog.getQuery() Got query from flash!"); if (query == null) { query = slc.getNewTableQuery(); System.out.println("TableSysLog.getQuery() Created new query"); } flash.put("Query", query); return query; } The Links to go between pages are implemented with *p:commandLInk*s. I use Primefaces command link in AJAX mode so just the link gets processed when it is clicked. The action listener looks like this: public void doNextPage(ActionEvent evt) { getQuery().doNextPage(); } When it doesn't work I get the error message: WARNING: JSF1095: The response was already committed by the time we tried to set the outgoing cookie for the flash. Any values stored to the flash will not be available on the next request. I found this thread when looking up this problem. When I turned of HTTP chunking as the article suggests, the error message went away but the problem remained. Does anyone know what is going on and how this might be fixed?
